For some time, it has been argued that stories articulated by leaders are an important vehicle for exercising influence, but stories of leadership might also serve as a means for developing leadership potential. One critical activity involved in leadership is vision formation, which involves constructing and communicating a future state that guides followers in “making sense” of complex organizational events. Like leader visions, analyzing stories also, by nature, evokes sensemaking processes. As a result, analyzing stories of leadership may provide a natural means for practicing the art of sensemaking. In the present investigation, undergraduates were asked to read six short stories about incidents of either pragmatic or charismatic leadership in business settings. After reading each story, questions were asked to encourage sensemaking of story events, causes, and emotions. Participants were subsequently asked to formulate visions for leading a secondary school –– a transfer task. It was found that stronger visions were produced when participants were asked to analyze both story events and the causes of these events. The implications of these findings for the use of leadership stories in leader development initiatives are discussed.  相似文献

Do individuals desire different traits in leaders dependent on the leader's position in the organizational hierarchy? To address this question, participants first rated the traits they perceived their current supervisor possessed, traits they desired in their supervisor, and traits they viewed were characteristic of a leader in that role (Study 1). Next, participants rated the desirability of these same traits for 6 high-level and 6 low-level leaders (Study 2). Finally, to force them to prioritize traits, participants designed ideal high-level or low-level leaders by “purchasing” leadership traits using limited budgets of tokens (Study 3). Overall, participants highly and consistently desired trustworthiness and intelligence across leaders, yet they differentially desired other traits depending on the level of leadership. In addition, the desired–current discrepancy predicted leader–member exchange, job satisfaction, and organizational commitment, even after controlling for the prototype–current discrepancy. We discuss the implications of these findings for leadership selection, development, and promotion.  相似文献

This research is a pre-registered replication of Rosette, Leonardelli, and Phillips' (2008) seminal work in leadership categorization theory. Their work established race as a component to the business leader prototype and found evidence that when a leader was given credit for successful organizational performance, White leaders were evaluated more favorably than non-White leaders. As leadership exemplars are evolving, however, a need to reexamine these relationships has emerged. Results from our replications of their first and third studies showed minimal support for the argument that being White is a component of the business leader prototype. Additionally, across six separate studies, we found no conditions in which White leaders received more favorable evaluations than their non-White counterparts. Contrary to our expectations, we found that non-White leaders received marginally more favorable ratings than White leaders in four of our studies.  相似文献

Cognition is a central element of organizational behavior and leaders are seen as key shapers of organizational cognition. Leaders’ influence over organizations often occurs through their influence on the collectives or teams they are leading. Hence, leaders influence organizational outcomes by modeling team cognition. Despite the importance of this relationship for organizational outcomes, there is little integration currently between the leadership and team cognition literatures. To address this gap, we conduct an integrative review. First, we develop a model for leader and team influence based on organizational emergence and leadership complexity theories. Our model makes a distinction between the source of influence over cognition (leader → team, team → leader, reciprocal) and form of cognition emergence (variance reduction, variance enhancement); constraints that shape cognitions that vary in levels (within and between-level, contextual) and focus (individual, interindividual, collective); and leader behaviors (administrative, adaptive, enabling). We apply this model to review and analyze ninety-nine studies in the current literature and then discuss the limitations and future directions drawing on our findings and theoretical model. We contribute a unifying framework of leadership and team emergence that can be expanded and applied to other settings.  相似文献

Failure in organizations is very common. Little is known about whether leaders should provide information about past organizational failure to followers and how this might affect their future performance. We conducted a field experiment in which we recruited temporary workers to carry out a phone campaign to attract new volunteers and randomly assigned them to either receive or not to receive information about a failed mail campaign pursuing the same goal. We find that informed workers performed better, regardless of whether they had previously worked on the failed mail campaign or not. Evidence from a second field experiment with students asked to support voluntarily a campaign for reducing food waste corroborates the finding. We explore the role of leadership tactics behind our findings in a third online survey experiment. We conclude that information about past failure is unlikely to have a negative impact on work performance, and might even lead to performance improvement. Implications for future research on the relevance of leadership tactics when giving such information are discussed.  相似文献

The influence of relational identification (RI) on leadership processes and the effects of social identity leadership on followers' responses to stress have received scant theoretical and research attention. The present research advances theoretical understanding by testing the assertion that high RI with the leader drives follower mobilization of effort and psychophysiological responses to stress. Two experimental scenario studies (Study 1 and Study 2) support the hypothesis that being led by an individual with whom followers perceive high RI increases follower intentional mobilization. Study 2 additionally showed that high (vs. low) RI increases follower resource appraisals and cognitive task performance. A laboratory experiment (Study 3) assessing cardiovascular (CV) reactivity showed that, compared to neutral (i.e., non-affiliated) leadership, being led by an individual with whom participants felt low RI elicited a maladaptive (i.e., threat) response to a pressurized task. In addition, relative to the low RI and neutral conditions, high RI with the leader did not engender greater challenge or threat reactivity. In conclusion, advancing social identity leadership and challenge and threat theory, findings suggest that leaders should be mindful of the deleterious effects (i.e., reduced mobilization and greater threat state) of low RI to optimize follower mobilization of effort and psychophysiological responses to stress.  相似文献

Research has confirmed that leader behavior influences group and organizational behavior, but we know less about how senior leaders ensure that group and organizational members implement their decisions. Most organizations have multiple layers of leaders, implying that any single leader does not lead in isolation. We focused on how the consistency of leadership effectiveness across hierarchical levels influenced the implementation of a strategic initiative in a large health care system. We found that it was only when leaders' effectiveness at different levels was considered in the aggregate that significant performance improvement occurred. We discuss the implications of these findings for leadership research, specifically, that leaders at various levels should be considered collectively to understand how leadership influences employee performance.  相似文献

Based on the notion that leadership involves affective exchange (Dasborough, Ashkanasy, Tee & Tse, 2009), we hypothesize that a leader's mood and task performance can be determined in part by follower mood displays. In two laboratory experiments, leaders supervised teams where the team members were confederates instructed to display positive or negative moods. Results were that followers' mood influenced leader mood and task performance. Moreover, leaders of positive mood followers were judged to have performed more effectively and expediently than leaders of followers who expressed negative mood states. We replicated these findings in Study 2 and found further that leaders high on neuroticism performed less effectively than their low neuroticism counterparts when interacting with negative-mood followers. Collectively, by demonstrating that follower moods influence leader affect and behaviors, our studies provide support for a core element of the Dasborough et al. (2009) reciprocal affect theory of leadership.  相似文献

In this study, we draw from 22 years of research in leadership to investigate the ambiguous relationship between the personality trait agreeableness and leadership. First, we conduct a comprehensive review of the leadership literature to build a foundational understanding of leader agreeableness that includes providing a broad definition for agreeableness, identifying emerging trends, and proposing an agenda for future research. Second, using the literature review as our theoretical foundation, we conduct a meta-analysis from the same body of literature to quantitatively decompose the relationship between leader agreeableness and leadership emergence and effectiveness. We also hypothesize and test the contextual moderating effects for gender, leadership level, and cultural context (as reflected by individualism-collectivism). Collectively, our findings provide a framework for future research on leadership agreeableness and support the notion that nice (highly agreeable) leaders can emerge as effective leaders.  相似文献

Previous studies have found mixed results regarding the influence of positive and negative leader affect on follower performance. We propose that both leader happiness and leader sadness can be beneficial for follower performance contingent on whether the task concerns creative or analytical performance. This proposition was put to the test in two experiments in which leader affective display was manipulated and the performance of (student) participants was assessed. The results supported our hypothesis that a leader's displays of happiness enhance follower creative performance, whereas a leader's displays of sadness enhance follower analytical performance. Contrasting these findings with evidence for a subjective rating of leadership effectiveness, in line with an implicit leadership theory interpretation, leaders were perceived as more effective when displaying happiness rather than sadness irrespective of task type. The second study showed that the effects of leader affective displays on followers' creative performance and perceived leadership effectiveness are mediated by follower positive affect, indicating that emotional contagion partly underlies these effects.  相似文献

This article examines the interactive effects of two different leadership styles (charismatic and noncharismatic) and three types of task feedback (internal, external, and no feedback) on individuals' self-efficacy and performance quality over four trials of a manufacturing task. Ninety-nine graduate students manufactured electrical wiring harnesses under the direction of either a charismatic or noncharismatic leader (an experimental confederate). Participants exposed to the charismatic leader had similar task performance regardless of task feedback condition, while participants exposed to the noncharismatic leader differed in their task performance depending on whether or not they received task feedback. Self-efficacy mediated the effect of task feedback and its interaction with charismatic leadership on performance. Explanations and implications of the results are discussed.  相似文献

Contrary to the previous leadership theories, which focus on specific and narrow aspects of leadership such as employee characteristics, leader’s authenticity, or boundary spanning, the bounded leadership theory is a broad and complex concept. It takes simultaneously many constraints, which are related to activities on an individual, team, organization, and stakeholder level. This study applies the bounded leadership theory to analyze the leadership constraints as the mediator of the relationship between leadership competencies and effectiveness. Our findings show that leaders’ competencies are not enough for them to be effective. Specific competencies enable leaders to overcome the set of constraints and then to increase their effectiveness.  相似文献

While leadership is a critical component of organizational success, organizations need to be more effective at classifying talent based on future potential vs current performance. This need raises the question as to whether the assessment of leadership potential is truly adding value or enhancing the talent review and classification process. Data from 9,784 participants in PepsiCo’s Leadership Assessment and Development (LeAD) program—a multi-trait, multi-method (MTMM) assessment and development process—are used to examine relationships between individual performance, assessed potential, organizationally designated potential, and promotion rates post assessment. Results from the analyses indicate that assessed potential provides unique variance above performance alone in determining process outcomes (i.e., designated potential and promotions), and therefore can be useful for making more informed talent management decisions. The applications of these measures within the current organization as well as limitations of the study and areas for future research are discussed.  相似文献

Managers and supervisors are thought to affect their followers' attitudes and behaviour. Within leadership research, behaviour of leaders and managers is usually considered as the independent variable whilst followers' reactions are considered the dependent variable. In this study, we reverse this order and investigate the degree to which the evaluation of leadership is a result of followers' perceptions and attributions. In order to corroborate and extend previous experimental research, a field study was conducted to analyse the influence of followers' personality and perceived leader personality on followers' perception of leadership within an organizational setting. The results provide further evidence that followers' personality influences the perception of transformational leadership and commitment to the supervisor. Moreover, the perception of leaders' personality was related to the perception of leadership and commitment to the supervisor. The finding that the perception of supervisors' personality mediates both the relationship between followers' personality and the perception of leadership and commitment provides support for the similarity hypothesis. Results are discussed in the light of feedback and leader development.  相似文献

This article reports a cross-cultural study of Mexican and U.S. leaders in Mexican maquiladoras. The research builds on relational demography to determine if leader ethnicity, regional Mexican culture, and organizational affiliation moderate the impact of leadership behavior on important organizational outcomes. We examined the impacts of specific leader behaviors on follower attitudes and performance. Contrary to expectations from the current cross-cultural leadership literature, managerial leaders from the United States had approximately the same effects on the Mexican workforce as managerial leaders from Mexico. However, regional differences within Mexico and organizational affiliation were significant moderators. We postulate that there are at least two leader prototypes in Mexico: the “transitional” leader and the more “traditional” leader. Additional implications of these findings for leadership in Mexico are discussed.  相似文献

Although studies have shown that inflated self-perceptions of transformational leadership behavior negatively affect leader performance, insight into the underlying processes explaining this relationship is lacking. The current study addresses this gap by identifying vertical conflict between leaders and subordinates as one such underlying process. Using a sample of 52 leaders supervising 259 subordinates, it was found that leader self-enhancement of transformational leadership behavior is significantly and positively related to vertical conflict about both task and relationship issues. Results further indicate that vertical task conflict rather than vertical relationship conflict mediates the negative relationship between leader self-enhancement and leader performance.  相似文献

Leadership development seeks to understand, predict, and intervene effectively in addressing the questions of how individuals develop as leaders and how collections of individuals develop a capacity for leadership. These questions are attracting scholars interested in the factors and processes involved in developing leaders and leadership. Presented in the special issue is a set of state-of-the-science empirical studies and theory development articles representing 21st century leadership development. We also provide a brief overview of issues related to the leadership development field – broadly construed to include individual leader development – that are especially pertinent and where the research evidence is scarce or contradictory. These areas are theoretical foundations of leadership development, practices and methods of development and talent selection for development, accurately estimating return on investment for leadership development initiatives, the role of time in developing leaders and leadership, understanding and remedying biases and inequities in leadership development, and the role of development in mitigating the so-called dark side of leadership. Although we have learned much about leader and leadership development over the past 20 years, there is an ongoing need for more research and theory development especially with respect to identifying causally and practically relevant knowledge able to inform policy.  相似文献

Identity leadership theorizing suggests that leadership effectiveness derives from a potential leader’s perceived ability to create, embody, promote, and embed a shared group identity. However, little is known about how people integrate this information to form a judgment of a leader. We use cognitive modeling to operationalize leadership judgments as exemplar-and prototype-based categorization processes. Analysis of attribute rating data for 80 highly recognizable Americans revealed that leadership judgments were well-characterized by an exemplar-based model. Judgments were based overwhelmingly on promoting shared collective interests and embedding group identity. The pattern of attribute weightings was consistent for judgments of a general leadership role (i.e., as a competent leader) as well as judgments for a specific leadership role (i.e., as an effective US president). We discuss the implications of these findings for our understanding of identity leadership as well as for integrated social-cognitive models of individuals’ judgements of and responses to leaders.  相似文献
