This article describes qualitative findings regarding lessons learned from research and demonstration projects in four states focused on the implementation of clinical supervision within their public child welfare agencies. This was part of a larger mixed methods study of the effectiveness of these new clinical supervision models on practice, organizational, and client outcomes. Themes from 15 focus groups with frontline supervisors participating in the projects are provided; they focused on the challenges experienced while participating and working to use clinical supervision techniques, recommendations regarding implementing such projects in the public child welfare environment, and those aspects of the implementation that were most effective in supporting their work. These themes provide direction for states and localities wishing to shift frontline supervision to a more clinical model within the public child welfare setting.  相似文献

Despite the proliferation of supervision models, there is no evidence to suggest that any one model of supervision is in any way superior to any other. Many in the field have called for models that can bridge the various theoretical approaches to clinical supervision, and identify the essential elements of supervision. This article briefly explores the range of existing supervision models, and suggests a rationale for seeking factors common across the various models. The authors highlight the development of a new supervision model that synthesizes current thinking about supervision into three dimensions. The three dimensions are defined, and resulting supervisory roles explored. Implications for supervision practice, research, and training are discussed.  相似文献

This article discusses the complex dynamics and challenges of providing supervision to mental health clinicians working within an organisational context when the supervisor is not part of the organisation and has no formal managerial or accountability responsibility. It considers two models of supervision and their application to three supervisory relationships in an organisational context. It concludes that for supervision to be effective there needs to be a consideration of the social defences in operation within the organisation and how they are met by the anxieties and defences of the supervisor and supervisee. This requires a mixed approach by the supervisor of the technical with the inter-subjective as a reliance on one model of supervision risks limiting the effectiveness of the intervention. The role of the supervisor can enable the supervisee to establish a clinical framework and the necessary environment essentials for their practice.  相似文献

Emotionally Focused Therapy (EFT) is an empirically validated relational therapy that recognizes the complexity of couple's therapy and supports the need for specialized training of therapists. Until now, there has been little research on effective methods for EFT supervision and no systematic model for conducting EFT supervision. The findings of a qualitative study of certified EFT therapists' experiences with EFT supervision and training are presented in this study, along with a systematic model of EFT supervision. The model of EFT supervision is based on the findings of this study, relevant research regarding effective clinical supervision, and the authors' experiences with EFT supervision. This model of EFT supervision is isomorphic to the clinical practice of EFT, in that it is theoretically grounded in attachment theory and emphasizes experiential and emotionally based processes.  相似文献

This article examines prosocial investment and supervision of youth as separate indicators of informal social control. Data from 599 survey respondents in 90 Indianapolis, IN, block groups indicate that, at the neighborhood level, the relationship between these two variables and delinquency during early and middle adolescence varies by severity of offense. Specifically, negative binomial models reveal an inverse relationship between supervision and both status offenses and misdemeanors, but the relationship with misdemeanors is stronger in areas with higher levels of prosocial investment. In contrast, prosocial investment has an inverse association with felony charges. Overall, these results call for future quantitative scholarship that contextualizes neighborhood‐level supervision and that is attentive to neighborhood support and empowerment assets in models of urban adolescent delinquency.  相似文献

This paper suggests that a refocusing of supervision be seen as one possible strategy for lowering high attrition rates among child protection workers. Research findings from a qualitative study undertaken in two rural regions in the State of Victoria, Australia illustrate that the current model of supervision gives insufficient attention to the emotional intrusiveness of the work, to building resilience in workers and the implications of adult learning theory. An argument is made for a refocusing of supervision which moves beyond task, encompassing much of what is already known from the supervision literature. The supervisor can be thought of as a messenger who must send and receive messages to and from workers. What message is sent and how supervisors respond to what they receive are critical if the objective is to retain front-line staff. Critically, the supervisor must affirm both the merit and necessity of exploring the impact of feelings and thoughts on action and perception. A key message for supervisors to deliver is the value of individual workers to the organization, leading to increased self-esteem and self-efficacy. The paper also argues for adult learning via reflective supervision. This change to supervision involves a fundamental shift in organizational priorities and an acceptance throughout of the impact of anxiety on all those working in this field. A phenomenological research process was used to investigate the supervision experience for supervisors and therapists when supervisors use a social constructionist perspective. Participants of the one‐to‐one interviews were six AAMFT Approved Supervisors and six therapists providing counseling to individuals, couples and families. The findings suggest supervisors were committed to their self‐identified supervision philosophy and intentionally sought out congruence between epistemology and practice. The shared experience of therapists indicates they associated desirable supervision experiences with their supervisors’ social constructionist perspective. Our findings also indicated that supervisors’ and therapists’ understanding of social constructionism included the more controversial concepts of agency and extra‐discursiveness. This research has taken an empirical step in the direction of understanding what the social constructionist supervision experience is like for supervisors and therapists. Our findings suggest a linkage between epistemology and supervision practice and a satisfaction with the supervision process.  相似文献

Social work as a profession, social work practitioners and organisations, as well as social work educators are under strain due to global, economic, social and political changes and workplace pressures. Field education is recognised as pivotal in preparing social work students for professional practice. As social work practitioners, organisations and social work educators are exposed to external and internal pressures, social work practice learning with off-site supervision is becoming more prevalent. This paper reports on research that explored the experiences of key stakeholders in social work practice learning with external or, in other words, off-site supervision. This paper explores the experiences of university liaison persons who provided supported field education arrangements with off-site supervision. A range of themes have emerged, including reflections about bringing the university to the placement experience, creating student centred placement opportunities, the complexity of connecting the various players and the extra support and resources needed to support placements with off-site supervision. Findings suggest that quality learning experiences are about more than modes of supervision, that placements with off-site supervision increase the workload of liaison persons and that clear models and structures need to be developed to support emerging field education models.  相似文献

This study examined the factors that contribute to the perceived effectiveness of supervision for child welfare workers. Specifically, we examined role characteristics such as: exposure to child abuse cases, years of work experience, and role stress, as well as the supervisory functions of administration, education, and emotional support to effectiveness of supervision. The findings revealed that the supervisory function of administration, as well as social workers’ high exposure to child abuse cases and role stress, correlated negatively with perceived supervision effectiveness. In contrast, the use of the supervisory functions of education and support correlated positively with perceived supervision effectiveness. The findings suggest that high exposure to child abuse cases and role stress can impair social workers’ ability to benefit from effective supervision. In addition, the study highlights the importance of the supervisory functions of support and education and their positive impact on this population of social workers in Israel.  相似文献

Practice teaching is central to social work education. Significant changes have occurred in the past 10 years affecting social work education in Scotland. This article reports on the findings of a small-scale study involving the audio recording of supervision sessions and the interviewing of students and practice teachers engaged in a 65-day assessed placement. The research reveals a high level of congruence between students and practice teachers in perspectives on the supervisory relationship, confirms the findings of other studies concerning effective supervision and provides some vivid evidence of practice teacher and student activity within supervision perceived to be conducive to student learning. A specific finding was the association between the use of ‘exploring’ by practice teachers and students engaging in practice analysis. It is concluded that the changes affecting social work education over the past 10 years, on the evidence of this small sample, overall have had a positive impact on the supervisory relationship within practice learning. One area suggested for further study is the potential link between ‘expressing opinion’ by practice teachers and students within supervision and the development of evidence-based practice.  相似文献

ABSTRACT

This paper reports on the findings of an ESRC-funded Knowledge Exchange project designed to explore the contribution of an innovative approach to supervision to social work practitioners’ assessment and decision-making practices. The Cognitive and Affective Supervisory Approach (CASA) is informed by cognitive interviewing techniques originally designed to elicit best evidence from witnesses and victims of crime. Adapted here for use in childcare social work supervision contexts, this model is designed to enhance the quantity and quality of information available for decision-making. Facilitating the reporting of both ‘event information’ and ‘emotion information’, it allows a more detailed picture to emerge of events, as recalled by the individual involved, and the meaning they give to them. Practice supervisors from Children’s Services in two local authorities undertook to introduce the CASA into supervision sessions and were supported in this through the provision of regular reflective group discussions. The project findings highlight the challenges for practitioners of ‘detailed looking’ and for supervisors of ‘active listening’. The paper concludes by acknowledging that the CASA’s successful contribution to decision-making is contingent on both the motivation and confidence of supervisors to develop their skills and an organisational commitment to, and resourcing of, reflective supervisory practices and spaces.  相似文献

Clinical supervision based on "raw data"—the supervisor having direct access to the therapy session via tape or live observation—has become a hallmark of family therapy training. Despite the many advantages of such an approach, it also has limitations. The case consultation approach to supervision provides a different perspective which complements raw data supervision and remedies some of the limitations of the raw data approach. This paper proposes four specific tasks that are best undertaken in case consultation sessions: understanding the "architecture" of therapy, helping trainees build theoretical models of change, understanding the clients'broader context, and understanding the student's broader context.  相似文献

Abstract

Over the past decade, educators have given greater recognition to the influence of race and culture on practice and policy. Whilst educators are now including specific courses that take account of diversity, scant attention has been paid to how these issues may be addressed in student supervision. This article reports on a qualitative study examining how three experienced supervisors addressed difference in student supervision. Supervisory approaches were compared examining the supervisors' goals, focus, supervisory strategies, theoretical orientation, contribution made to student learning and the limitation of their particular approach. These findings emphasise the complexity of addressing difference in supervision, and suggest that some additional issues to address in supervision.  相似文献

This research presents the findings from an evaluation and organizational development initiative that was requested by a Canadian youth agency working in a large urban setting. A team of four researchers affiliated with the Center for Research on Educational and Community Services (CRECS) at the University of Ottawa conducted the evaluation. The purpose of the evaluation was to identify the supervision needs and challenges of coordinators and front line staff, assess the efficiency of the current supervision practices, and evaluate the supervisors’ and supervisees’ satisfaction with these current practices. A literature review was performed to help provide a clear definition of ‘supervision’ and the different professional roles it encompasses. Additionally, research evidence pertaining both to what contributes to supervision efficacy and supervisor competency was reviewed to distill the most robust findings in the existing literature. The lines of evidence consisted of a document and file review, an online employee survey, group discussions (i.e. focus groups), and interviews with key informants. The results of the evaluation helped the research team formulate recommendations to the agency for the development of enhanced supervision practices across its various service areas.  相似文献

The study shows the evolution of intentions to leave supervision among students’ supervisors in their first year of supervision. A total of 168 social work supervisors in 10 academic institutions in Israel, during their first year of supervision, answered the questionnaires at the beginning (October 2014) and end (June 2015) of their supervisors training course. The findings indicate that the most powerful predictor of intentions to leave supervision at T2 was intentions to leave supervision at T1. This interesting finding shows that the supervision course does not necessarily address the issue of long-term commitment to supervision, and it is crucial that more attention be paid to this issue. Furthermore, we also found a significant contribution of organizational climate at T1 and of role overload at T2. Practical implications challenge the current structure of supervision courses, in order to encourage students’ supervisors to retain their supervisory role over time.  相似文献

Child and family practice is recognised as a field of social work that has become increasingly complex. While evidence is growing in relation to effective supervision, there has been little research about the attributes of an effective supervisor, or the components of effective supervision. This paper reports on research undertaken in Victoria, Australia, which explored practitioners’ and supervisors’ experiences of effective supervision in this field. Data collection involved in-depth interviews with experienced supervisors and supervisees in order to explore the concept of effective supervision from participants’ perspectives. The data were systematically interrogated using a thematic inductive process, designed to enhance the voice of participants in the research. The study findings confirmed the complexity and centrality of the supervisory relationship, with the experience of a safe supervisory relationship proving essential. The importance of contemporary knowledge, leadership skills, and an enabling organisational and community context were also highlighted.  相似文献

Door supervision work is traditionally seen as a working‐class, male‐dominated trade. In addition, it is deemed to be one that is physically risky, where violence is seen as a ‘tool of the trade’ and where ‘bodily capital’ and ‘fighting ability’ are paramount to the competent performance of the job. This paper is a timely analysis on the manner in which the increasing numbers of women who work in door supervision negotiate their occupational identity and construct their work practices. The analysis focused on the way in which discursive constructions of both violence and workplace identities are variably taken up, reworked and resisted through the intersection of gender and class. This resulted in the identification of two main discourses; ‘playing the hero’ and the ‘hard matriarch’. These findings allow us to theorize that multiple, gendered and classed occupational identities exist beyond normative expectations and can be seen to be both emancipatory for working women, while simultaneously bolstering exploitation, workplace harassment and violent practices.  相似文献

In this contribution a representation of the organizational culture of a psychiatric day-time hospital is developed by analyzing the symbolic meanings of action taken by professionals during their daily work and their relations to other patients.After a short summary of concepts of symbolic action theory as developed by E. E. Boesch in the framework of cultural psychology, these are applied to data from two meetings of professional supervision. The data reports about imaginations and phantasms of individual team members (from individual interviews) as well as findings from a group discussion. The analysis results in hypothetic constructions of the individual phantasms and of the organizational myths, directing their actions.This finally results in ‘value orientations’ expressing the organizational culture which are especially valuable for the purpose of respectful supervision. The author regards the careful consideration of the dynamics between individual phantasms and group myths as being a central task of good practices of supervision, with the aim to develop the action potential of professionals and their patients in such a way that it is well-adapted to both autonomy and cultural frame.  相似文献

This study of 65 supervisees and 64 supervisors addresses current issues in social work supervision through exploring various models of structure, authority, and teaching that were perceived to be in use. Significant differences in level of interaction, supervision and job satisfaction, and sense of accomplishment were found as the source of the supervisors' authority varied, but no differences occurred in variations of structure. Incongruence between supervisees' and supervisors' perceptions of actual and preferred structure, authority, conference frequency and initiation, and content in supervision demonstrates the need for exploration of autonomy in practice and control in supervision.  相似文献
