This survey study examines the relationship between employee attitudes related to training and organizational commitment among a sample of nurses in New Zealand and the United States. The magnitude of recent restructuring to New Zealand's public health system allows for an examination of employee attitudes towards training and organizational commitment in comparison to nurses from similar sized hospitals in the United States. Results show that perceived access to training, supervisory support for training, motivation to learn from training and perceived benefits of training were positively related to the affective and normative components of organizational commitment. Several significant differences were found on both training and organizational commitment variables between New Zealand and the United States. The findings are discussed in terms of their theoretical and practical application to human resource development (HRD) outcomes and the management of HRD in health care settings.  相似文献

This paper examines the influence of psychological empowerment on organizational commitment and the moderating effect of organizational learning culture on the relationship. The results suggest that psychological empowerment, organizational learning culture, and demographic variables had a significant impact on organizational commitment for employees in the public sector of Korea. Employees showed higher organizational commitment when they perceived high psychological empowerment and a high organizational learning culture. In addition, the moderating effect of organizational learning culture on the relationship between psychological empowerment and organizational commitment was found to be significant. Among the demographic variables, only educational level turned out to be significant. Finally, implications, limitations and research recommendations are discussed.  相似文献

This article examines the influence of managerial and personal control upon work-related alienation and organizational commitment in the Eastern-European nation of Hungary. The research identifies the extent to which Western management theory and practices are relevant to transitional economic nations such as Hungary. We chose leadership and job characteristics as managerial control mechanisms and locus of control as a personal mechanism of control. These categories of control variables have well-established associations to attitudes and behaviors in the Western management literature, but limited evidence has been generated in Hungary. A survey among 395 Hungarian workers in five companies found that leadership, job characteristics, and individual locus of control explained work-related alienation but did not explain organizational commitment. Implications for theory and practice are discussed.  相似文献

This study attempted to determine if individual value systems, organizational investments, and personal constraints affect organizational commitment directly or only indirectly through job satisfaction. Previous research has determined that certain job characteristics exert only indirect effects on the value or affective dimension of organizational commitment. The purpose of this study was to examine whether other categories of antecedents have any direct effects on value commitment. The study used hierarchical regression on data from 270 evening MBA students employed full-time in managerial or professional positions. Results showed that organizational investments and the Protestant Work Ethic both exerted significant direct effects on organizational commitment as predicted. Personal constraints showed a negative relationship with value commitment, opposite to the prediction, while the effect of the Materialistic Work Ethic was nonsignificant. However, job satisfaction showed a substantially higher correlation with value commitment than did any other antecedent.  相似文献

This study examined the underlying process through which transformational leaders provide an influence on employees’ knowledge sharing intention by concentrating on mediating roles of psychological empowerment and employees’ commitment to organizations. The direct and indirect impacts of transformational leadership on knowledge sharing were explored. In order to test the proposed hypotheses, structural equation modelling analysis was conducted with a sample of 426 full-time employees in South Korea. The results of this study showed a significant direct effect of transformational leadership on psychological empowerment and organizational commitment, which in turn had a significant influence on employees’ knowledge sharing intention. Transformational leadership had only an indirect effect on knowledge sharing intention among employees. These results bring out the importance of mediating roles of employee’s attitudes, especially organizational commitment, for promoting knowledge sharing intention among employees.  相似文献

In this chapter, we put forth the premise that people's motivated tendency to justify and defend their external systems has important, and largely unexplored, implications for the field of organizational behavior. Drawing on recent theoretical and empirical work emerging from System Justification Theory (Jost & Banaji, 1994), we propose that people's desire to view prevailing structural arrangements in a positive light may uniquely contribute to our understanding of the psychology of people in organizational settings. We begin by specifically highlighting System Justification Theory's implications for: organizational change, employee citizenship behaviors, and integration of a diverse workforce. We then review empirical work on the situations in which people's system-justification motive is likely to be particularly pronounced and discuss how these situations may manifest in organizational contexts. Following this, we describe several streams of research on the consequences of the system-justification motive, with a focus on the implications of these findings for organizational members’ perceptions, attitudes, and behaviors in the workplace.  相似文献

This research examined the negative relationship between leader–member exchange (LMX) and organizational dehumanization (i.e., employees’ perceptions that their organization treats them like tools), and specifically the consequences of this LMX–dehumanization relationship on employees’ emotional exhaustion, affective commitment, and voice behaviors. Further, given that supervisors act as representatives of the organization, we argued that these relationships would be stronger for employees identifying their supervisor with the organization (i.e., high supervisor’s organizational embodiment). Across two samples, results showed that high-quality LMX was negatively associated with organizational dehumanization. Further, organizational dehumanization was found to mediate the relationships between LMX and outcomes (i.e., emotional exhaustion, affective commitment, and voice behaviors). Finally, the mediation model was moderated by supervisor’s organizational embodiment. More specifically, the negative effects of LMX on organizational dehumanization and its subsequent outcomes were stronger when leaders were perceived as sharing many characteristics with their organization. This research expands the recent and scarce knowledge on the determinants, boundary conditions and outcomes of organizational dehumanization. Our findings suggest that interpersonal relationships at work and, in particular, very common supervisor-related perceptions should be considered when examining organizational dehumanization.  相似文献

In this study, we investigated the impact of organizational training on organizational commitment and whether goal orientation moderates the relationship between training and commitment. The sample consisted of 124 employees from different industries in the country of Lebanon. Multiple regression and hierarchical moderated regression were used to test hypotheses. The results of the analysis showed that training has a significant effect on organizational commitment. Moderation analysis showed that the relationship between training and affective commitment was stronger for individuals who had higher levels of learning goal orientation. Performance goal orientation failed to moderate the relationship between training and affective commitment. Ultimately, this suggests that advanced training offered to individuals with performance goal orientations may not necessarily increase their commitment to their employer, in contrast to individuals with learning goal orientations. Theoretical and management implications in the context of Lebanon are proposed.  相似文献

Happiness in the form of pleasant moods and emotions, well‐being, and positive attitudes has been attracting increasing attention throughout psychology research. The interest in happiness has also extended to workplace experiences. This paper reviews what is known about the definition, causes and consequences of happiness at work, drawing also on insights from the expanding positive psychology literature on happiness in general. Many discrete organizational behavior constructs arguably belong to a larger family of happiness‐related constructs, and share some common causes and consequences. Happiness at work includes, but is far more than, job satisfaction. A comprehensive measure of individual‐level happiness might include work engagement, job satisfaction, and affective organizational commitment. Aspects of happiness have been (and should be) conceptualized and measured at multiple levels, including transient experiences, stable person‐level attitudes, and collective attitudes, and with respect to multiple foci, such as discrete events, the job, and the organization. At all levels, there is evidence that happiness has important consequences for both individuals and organizations. Past research has tended to underestimate the importance of happiness at work.  相似文献

Many organizations today operate globally and employ a significant number of bicultural employees. Consequently, it is extremely important to conduct research that furthers our understanding of bicultural employees in an organizational context. In addition, research that furthers our understanding of an employee attitude such as the organizational commitment of bicultural employees will have practical significance for organizations seeking to maximize employee commitment. This paper presents two profiles of biculturals based on predominant identification to individualist or collectivist national cultures and offers rationale to support the premise that organizational commitment will differ between collectivist and individualist biculturals. Exploring the national cultural dimensions of organizational commitment of bicultural employees as conceptualized in this paper provides human resource development (HRD) an excellent opportunity to research these two constructs that significantly impact organizational outcomes.  相似文献

This study investigates the relationship between public officials’ perceptions of organizational culture and their job attitudes, particularly emphasizing a mediating role of job satisfaction under the new public management reform in South Korea. Data collected from Korean civil servants indicate that perceptions of the competing values rooted in different organizational culture types—clan, market, hierarchy, and adhocracy—differentially affect their job attitudes. In addition, the findings show the mediating influence of job satisfaction between public officials’ perceptions of organizational culture and organizational commitment.  相似文献

This paper argues that current, global conceptions of organizational commitment may be deficient in several respects. A review of macro approaches to the nature of organization, as well as research on reference groups and role theory, indicates that a multiple commitments approach may be more precise and meaningful. It is suggested here that employees experience several different commitments to the goals and values of multiple groups. Some implications of this perspective are presented.  相似文献

This paper examines the determinants of employees' affective commitment to change in the context of M&As. Based on the group engagement model (Tyler & Blader, 2000, 2003), we predicted that organizational identification with the newly formed organization mediates the positive impact of employees’ overall justice judgments and perceived change favorableness on affective commitment to change. We tested our predictions using data collected during an international merger. After controlling for country effects, results support our hypotheses. Implications for research and practice alike are discussed.  相似文献

Relationships between dimensions of burnout and employee commitment to the organization were tested in two hospital samples, using structural equations analysis. Whereas burnout has typically been assumed to be a predictor of organizational commitment, the present data provided support for the converse hypothesis, that low commitment contributes to the experience of burnout. Specifically, in a sample of nurses (n = 197), commitment showed direct effects on emotional exhaustion and depersonalization, and a weaker indirect effect (via exhaustion) on depersonalization. A similar pattern of effects emerged in a sample of laboratory technicians from the same organization (n = 110), although in this case the direct linkage between organizational commitment and depersonalization was not statistically significant. Implications for organizational efforts to reduce burnout are discussed.  相似文献

Superiors with higher authority rankings set and pursue organizational goals and values to which employees with lower authority rankings are expected to become committed. Conflicts with those superiors may hinder empowered employees to develop or maintain high levels of organizational commitment. A questionnaire survey among 91 secondary school teachers in The Netherlands provides empirical support for this suggestion. The moderator effect of conflict with superiors that was proposed and found in this study suggests that psychological empowerment in the workplace interacts with other employee experiences in its effects on an employee's commitment to the organization.  相似文献

This paper provides an experiential exercise to increase understanding of employees attraction to ideological organizations and its relation to employees perception of loyalty, value congruence, and affective organizational commitment. Three separate conditions influencing employee attraction to organizational ideology are loyalty, value congruence, and affective commitment. These three component dimensions of employee attraction are outlined and used to define an eight-phase model through which individuals tend to pass in their decision to form and join ideological organizations.The analysis supports the notion of a stepwise movement from loyalty to value congruence to perceived commitment in strengthening ideological attraction and demonstrates how progressive phases are associated with perceived quality and connection to ideological organizations. Although the levels and phases are progressively prepotent and attractive in predicting employee propensity to form and join ideological organizations, different patterns and paths through the phases for individuals are indicated.The workplace assessment exercise is a tool that will permit managers and professionals to make first order assessments of quality of work life. This survey will discover which personnel and/or jobs are most strongly bonded to the organization and which are the most likely candidates for intervention and revitalization.  相似文献

This paper explores the effects of human resource management (HRM) practices in Swiss small-to-medium enterprises (SMEs). More specifically, the main objective of this study is to assess the impacts of HRM practices developed in Swiss SMEs upon the commitment of knowledge workers. Using data from a survey of over 198 knowledge workers, this study shows the importance of looking closer at HRM practices and, furthermore, to really investigate the impacts of the different HRM practices on employees' commitment. Results show, for example, that organizational support, procedural justice and the reputation of the organization may clearly influence knowledge workers' commitment, whereas other HRM practices such as involvement in decision-making, skills management or even the degree of satisfaction with pay do not have any impact on knowledge workers' commitment.  相似文献

This research examined the relationship between organizational design and leadership in decision-making teams. It used a grounded theory-based qualitative research design. The validity of the research was enhanced by data triangulation, wherein quantitative psychometric data augmented the qualitative data that are traditionally used. The research was based upon two organizations within the substantive setting of the knowledge industry. The higher order category of consensual commitment explained effective decision-making. At the meso-level of leadership modeling, organizational design influenced both leadership style and decision-making. Specifically, an organizational design that generated lateral job roles and a relational leadership orientation was found to enhance consensual commitment, and provided a level of assurance against dysfunctional team dynamics.  相似文献
