While many studies have addressed the relationship between adult attachment styles and stress, so far no studies have addressed the relationship between attachment styles and burnout, which is thought often to characterize highly motivated individuals. Based on a psychodynamic existential perspective it was predicted that adult attachment styles would correlate with burnout: that there would be a negative correlation between secure attachment style and burnout and a positive correlation between insecure attachment styles (avoidant or anxious/ambivalent) and burnout. A pilot study was conducted in a sample of Israeli MBA students (N=41), nearly all of whom were in full-time employment. A further four studies were then conducted on Hungarian social studies students (N=751), Israeli dialysis nurses (N=216) and national samples of Israeli Jews (N=511) and Arabs (N=505). These studies supported this hypothesis. Finally, a follow-up study involving Israeli students (N=160), who described the importance of various work features and their strategies for coping with burnout-causing situations, helps to explain the findings. These results have a theoretical and a practical implication: burnout research and intervention should include greater emphasis on personal factors in addition to contextual factors.  相似文献

By bridging attachment theory and cognitive appraisal theory, this study explored the moderating role of secure attachment in one’s perception of (i.e. primary appraisal) and reactions to (i.e. secondary appraisal) job insecurity. Study 1 used individual-level data collected from employees nested in 42 states in the US and state-level unemployment rate derived from U.S. Bureau of Labor Statistics. I found that secure attachment attenuated the negative impact of state-level unemployment rate on individual job insecurity. In Study 2 with data collected at two time points, I found that secure attachment mitigated the negative, lagged outcome of job insecurity on job satisfaction (but not affective commitment). Taken together, I found that secure attachment enabled individuals to positively appraise state-level unemployment rate and constructively cope with job insecurity. Results of both studies converge to support the proposed buffering role of secure attachment in one’s perception of and reactions to job insecurity.  相似文献

In two studies using both field (165 employees and their 24 direct supervisors from a manufacturing firm in Study 1) and experimental (123 second-year undergraduate student participants in lab Study 2) data, we explore how perceived supervisor support acts as a crucial contingency that enables higher levels of idea implementation from creative-idea generation. First, we suggest that excessive creative-idea generation (in terms of both frequency and creativity of ideas) can lead to diminished returns with regard to idea implementation. Drawing on a resource allocation framework, we hypothesize and find a curvilinear inverse U-shaped relationship between employee creative-idea generation and implementation. Second, we find that higher levels of perceived supervisor support dampen the curvilinear relationship between creative-idea generation and idea implementation. Accordingly, perceived supervisor support seems to provide employees with access to resources and support needed for idea implementation, making highly creative ideas more implementable.  相似文献

Recent studies on new-idea generation and development have highlighted the role played by network structure in the genesis of new combinations or the process of selecting ideas. However, less attention has been paid to the factors that entice actors to shape social networks during the process of the development of new ideas.This research was conducted in an R&D facility of a semi-conductor company. We analysed the generation of five creative projects and their development over a four-year period. We used a longitudinal approach and collected data through interviews and observations to identify the creative contributions and the actors who were involved at different time periods for each project. We mapped the relationships between actors who contributed to the development of each idea through creative thinking and/or helped it to become accepted both internally and externally over three-year windows. This method generated data on network evolution.We also carried out a qualitative analysis and identified four main factors explaining why actors turn to others during the idea-development process: (1) to gain access to information; (2) to enhance credibility; (3) to exercise one’s influence; and (4) to gain access to knowledge through people or objects. We demonstrate that different types of ties or network structures are relied upon to reap different kinds of benefits. This may partially explain network evolution as an idea progresses through different development stages.  相似文献

Integrating strategic human resource (HR) management research with the componential theory of creativity, we investigate the influence of a strategically anchored set of HR practices on employees’ idea generation, promotion, and realization (i.e., innovative work behaviors (IWBs). Specifically, we argue that perceived collaboration-based HR systems rated by employees facilitate IWBs through promoting information exchange. We take a multilevel approach and further propose that the strength of a collaboration-based HR system at the unit-level (i.e., shared employee perceptions) moderates the relationship between employee perceptions of such systems and information exchange. We propose that this relation will be stronger in units with greater levels of collaboration-based HR system strength. We test our model by collecting data at two different time points from 204 employees in 50 departments working at seven manufacturing organizations in Turkey. Results from multilevel and structural equation modeling support all hypotheses and point to the theoretical importance of taking into account idiosyncratic and collective perceptions of HR systems simultaneously. Practical implications that follow from our results suggest intentionally designing, implementing, and regularly communicating collaboration-based HR practices to facilitate IWBs.  相似文献

Vocational education and training (VET) institutions face serious challenges, like educational innovations and upcoming teacher shortages, which require them to invest in their human capital. However, the implementation of human resources (HR) policies and practices often stagnates. Using the Dutch VET sector as an exemplary case, we show that the implementation gap can be understood by employing a discourse perspective. The distinction between a control vs. a commitment approach to HR served as a lens through which we analysed how actors at state and school level perceived the goals, necessity and features of HR policy. The results reveal no contradictions between actors concerning the goal of HR. Contradictions are, however, found related to the way in which HR should be shaped and implemented. Teachers and managers think governments’ view about HR is too much control oriented and that commitment strategies have to be added for HR to be effective.  相似文献

Attachment theory posits that the child's experiences with attachment figures (mostly parents) form the basis for an internal working model of self and others that can be either secure (others and self are perceived positively) or insecure (others or self are perceived negatively). In adulthood, these models are reflected in attachment styles which are manifested in various realms (e.g., romantic relationships). This article expands the conceptualization derived from attachment theory to the area of leadership. The arguments presented are anchored in the similarity found in the literature between characteristics of the secure attachment style and those of transformational leaders. The central hypothesis is that the style of transformational leadership will correlate positively with the secure attachment style. This hypothesis was examined in three studies conducted in officers' courses, using different sources of report in each study. In all three studies, significant correlations were found between secure attachment and transformational leadership. This new direction of research has important implications for the understanding of the personality and development processes of transformational leaders.  相似文献

Using a sample of 468 participants, from two organizations, this study examined direct and moderating relationships between hardiness (a composite of challenge, control, and commitment), life and work stressors, and a variety of health-related outcomes. The results indicated that hardiness did not moderate the relationship between stressors and outcomes as reported by others (e.g. Kobasa 1982a). However, hardiness did have significant direct effects on emotional and psychological factors thought to be related to personal well-being and work performance. Hardy individuals reported higher levels of job satisfaction and fewer tensions at work dun did the less hardy. In general, hardy individuals experienced a higher quality of life and a more positive affect while being more energized and less negative about life. Hardy individuals also reported fewer somatic complaints and tended to be less depressed and anxious than individuals low in hardiness. In addition, hardiness was negatively related to all four measures of life and work stress implying that hardiness may not be independent of life demands.  相似文献

This paper evaluates the link between employee affective commitment and wages using a theoretical model predicting that affective commitment and wages can be complements. We estimate simultaneous quantile regressions based on a matched worker–employer sample of private sector workers from the UK's Workplace Employment Relations Survey 2004. Our results suggest that wages increase with increasing levels of affective commitment, consistent with the idea that the two are complements.  相似文献

Two studies examined relationships between leaders' and subordinates' attachment orientations, emotion regulation capabilities, and affective experience and satisfaction at work. As expected, supervisors' and subordinates' insecure attachment orientations (higher anxiety and avoidance) were associated with own positive affect and satisfaction at work. Supervisors' anxious attachment orientation was associated with subordinates' lower positive affect and satisfaction at work. Contrary to hypotheses, supervisors' higher avoidance was associated with subordinates' lower negative affect and higher job satisfaction. Supervisors' emotion regulation capabilities did not mediate relationships between supervisors' insecure attachment orientations and supervisors' own or subordinates' affect and job satisfaction as expected. However, subordinates' emotion regulation capabilities interacted with supervisors' attachment orientations to predict subordinates' emotion experience at work. The results contribute to an understanding of attachment orientations' emotion dynamics in leader–follower interaction, pointing in particular to perceptual and affect-related processes at different levels of analysis.  相似文献

Employees' proactive behaviour is increasingly important for organizations seeking to adapt in uncertain economic environments. This study examined the link between leadership and proactive behaviour. We differentiated between organizational leadership and team leadership and proposed that transformational leadership by team leaders would enhance commitment to the team, which would predict team member proactivity. In contrast, transformational leadership by leaders of the organization would enhance commitment to the organization, which we expected to predict organization member proactivity. Transformational leadership on both levels was expected to increase employees' role-breadth self-efficacy, the confidence necessary to engage in proactive behaviour. Our results demonstrate the importance of leadership as an antecedent of proactive work behaviour and suggest that leadership at different levels influences proactivity via different mediators. Transformational team leaders seem to facilitate proactivity by increasing employees' confidence to initiate change. Transformational organizational leaders on the other hand increase proactivity by enhancing employees' commitment to the organization.  相似文献

The present study examines the moderating effects of two components of culture (value similarity and company philosophy) on the relationship between organizational climate and commitment. Moderator regression analyses reveal that value similarity has a direct effect on levels of commitment but does not moderate the climate-commitment relationship. In contrast, company philosophy is found to affect commitment directly but also to moderate the relationship between the reward and consideration dimensions of climate and organizational commitment. The results provide support for a culture-based explanation of commitment and offer some insights into the linkage between climate and organizational culture.  相似文献

Research literature indicates the importance of workforce development in the successful implementation of advanced manufacturing technologies (AMTs). However, the relationship between advanced technologies and workforce training is assumed to be a direct one with limited consideration provided to factors that may influence it. This study examines the impacts of environment and human resource (HR) manager perceptions on the provision of workforce development activities. A human-centered technology philosophy is proposed as a conceptual framework for examining the role of HR manager perceptions to mediate the relationship between AMTs and workforce development. Results from hierarchical regressions indicate that the perceptions of HR managers regarding technology-driven workforce need to explain a large portion of the variance for both individual and process development activities. Findings support that the managerial role of assessing workforce developmental needs from basic AMTs places HR managerial perceptions at the focal point of social–technical systems. The role of environmental uncertainty is also examined as a moderator of managerial perceptions of technology-driven needs in an AMT environment. The results suggest that environmental uncertainty did not moderate the relationship between HR perceptions as a predictor of workforce development activities. This could imply that HR managers may not consider critical external environment issues when making decisions of workforce development activities. The implications of these findings for HR perceptions in an AMT environment are discussed, and suggestions for future research are provided.  相似文献

Improving alliance performance is a critical issue that both managers and researchers have attempted to resolve. Recently scholars have suggested that firms can use alliance commitment and process controls to improve alliance performance. Yet research has only found weak support for these direct effects. In this paper we examine the mediating role of process controls on the relationship between alliance commitment and alliance performance. When tested on samples of SMEs we find support for our theoretical predictions. We then discuss the managerial implications of using commitment and process controls in SME international alliances.  相似文献

Relationships between dimensions of burnout and employee commitment to the organization were tested in two hospital samples, using structural equations analysis. Whereas burnout has typically been assumed to be a predictor of organizational commitment, the present data provided support for the converse hypothesis, that low commitment contributes to the experience of burnout. Specifically, in a sample of nurses (n = 197), commitment showed direct effects on emotional exhaustion and depersonalization, and a weaker indirect effect (via exhaustion) on depersonalization. A similar pattern of effects emerged in a sample of laboratory technicians from the same organization (n = 110), although in this case the direct linkage between organizational commitment and depersonalization was not statistically significant. Implications for organizational efforts to reduce burnout are discussed.  相似文献

Based on the existing social influence literature, we predict that a supervisor's affective commitment to the organization may influence his or her subordinates' level of affective commitment, which subsequently affects their task performance and extra-role behavior. We further propose that the relationship between supervisors' and subordinates' affective commitment is moderated by subordinate individual power distance orientation. The results support our hypotheses using a sample of 111 full-time employees in Macau. We found positive relationships between supervisors' and subordinates' affective commitment, and between subordinates' affective commitment and their task and extra-role performance. Consistent with our prediction, the relationship between supervisors' and subordinates' affective commitment was stronger among subordinates possessing low power distance orientation.  相似文献

Within the theme of contemporary innovative work arrangements and new psychological contracts, a new buzzword has been introduced: employability. This paper offers an analytical assessment of the idea, how it came into life, and the prospects of its adoption by organizations. A critical review is followed by a field study conducted to examine reaction to the idea, based on exploratory, in-depth interviews with HR directors. Based on a theoretical and management development perspective, as well as logical analysis, the paper concludes that the idea is flawed. Views expressed were mostly negative. It is implied that, though the concept of employability is beneficial for individuals, it would be unacceptable for organizations to 'sell' it to employees as a replacement for long-term commitment or loyalty and trust-based relationships.  相似文献

Authentic leadership theory posits that the authenticity of leaders and followers is influenced by their personal histories. Attachment theory states that individuals have internal working models that are influenced by both early developmental experiences and relationships later in life. These models guide how people interact with close others and tend toward three styles of attachment: secure, insecure-ambivalent, and insecure-avoidant. We argue that securely attached persons are most likely to exhibit authentic leadership/followership. We review empirical work which suggests that secure attachment is positively related to each of the four components of authentic leadership/followership (self-awareness, relational transparency, balanced processing, and internalized moral perspective). We then develop an attachment-based typology for variations in authentic leader–follower relationships, with emphasis on relationships that include an insecurely attached party. Finally, we draw from the attachment and authentic leadership literatures to suggest interventions to foster the development of authentic leadership/followership, thereby enhancing authentic leader–follower relationships.  相似文献

This study attempted to determine if individual value systems, organizational investments, and personal constraints affect organizational commitment directly or only indirectly through job satisfaction. Previous research has determined that certain job characteristics exert only indirect effects on the value or affective dimension of organizational commitment. The purpose of this study was to examine whether other categories of antecedents have any direct effects on value commitment. The study used hierarchical regression on data from 270 evening MBA students employed full-time in managerial or professional positions. Results showed that organizational investments and the Protestant Work Ethic both exerted significant direct effects on organizational commitment as predicted. Personal constraints showed a negative relationship with value commitment, opposite to the prediction, while the effect of the Materialistic Work Ethic was nonsignificant. However, job satisfaction showed a substantially higher correlation with value commitment than did any other antecedent.  相似文献
