Using data from a random statewide telephone survey, this study examines the relationship between four specific types of work/family benefits (child care, flextime, and two types of flexible leaves) and employee earnings. The research is guided by two competing theoretical perspectives. One—compensating wage differential theory—is based on the presumed cost of the benefits, and the other is based on their potential productivity enhancing effects. Despite the prevalence of the former perspective for guiding work on the impact of job characteristics on earnings, we found limited supporting evidence. Instead, earnings more closely related to work/family benefits were likely to have a positive impact on productivity, but only among those groups that stood the most to gain. Building on the findings of this study, suggestions are made to examine further how and in what ways this important new class of benefits might affect employee earnings.  相似文献

This article assesses the wage impact of different family‐friendly employer policies: in‐kind or in‐cash child‐related benefits and flexible work schedule arrangements. We use French matched employee–employer data with a rich set of indicators of family‐friendly benefits, and we pay attention to the possible endogeneity of worker–employer matching. Our results show that the provision of in‐cash or in‐kind benefits is associated with higher wages for women, while flexible work schedules have no significant effect on wages. Our results lead us to reject the hypothesis of compensating wage differentials: women do not appear to face a trade‐off between wages and a better work–life balance. Our findings are more in line with the enhancing productivity theory: in‐kind benefits reduce the time devoted to household activities and alleviate conflict between professional life and family life, thereby improving women's work effort and productivity. This is not the case for flexible work arrangements, which may be perceived as negatively related to workers’ commitment to their job.  相似文献

Drawing upon an original research study about the effects of fatigue on train operators, the present article focuses upon family issues as having the most significant impact on the participants. Family support, for example, represents an important mechanism for managing and coping with fatigue. Family support comprises understanding of the physiological and emotional issues surrounding shiftwork and erratic work schedules. This article explores the impact of fatigue upon a variety of family and relational issues. This inquiry describes the impact of family on the broader employee view of managing fatigue that considers such comprehensive issues as perception of the work environment, emotional stability, personal control concerns and other positive attributes. These issues ultimately impact the health, productivity and performance of employees. Final discussion includes implications for workplace application of the research findings.  相似文献

Sixty-one percent of the adults caring for elderly and disabled family members and 53% of parents of children with special needs are employed. Yet studies examining the experience of employed caregivers of children with special needs and elderly or disabled adult family members have not examined the impact on earnings or the workplace policies that might help reduce the conflicts between work and caregiving. This study begins to fill this gap using data from a nationally representative US survey of American adults. We find that employees who live with a child with a health problem are 48% more likely to have lost wages. Each adult with health issues that an employee is responsible for raises the chances of wage loss by 29%. At the same time, access to paid leave for family health needs reduces the likelihood of wage loss by 30%, and having a supportive supervisor reduces the odds of experiencing wage loss by 37%. Implications for employers and US policy-makers are discussed.  相似文献

Employee benefits contribute to the stratification of the labor force into occupational markets. Employee benefits and earnings form compensation packages available in different combinations and at different levels to occupations located in different labor markets. In this study I have merged and aggregated data from the Current Population Survey Pension Suppolement in 1979 at the detailed occupation level with data from the Fourth Edition of the Dictionary of Occupational Titles to examine the relative importance of workforce characteristics, occupational content, and labor market context in the provision of selected employee benefits both separately and in combinations with earnings. The analyses reveal that fringe benefits are structurally-determined factors that represent a dimension of the reward structure of occupations different from earnings, but they combine with earnings to stratify the workplace into occupational markets.  相似文献

Using a representative sample of 3,381 American workers, this study investigates relationships among work/life policies, informal support, and employee loyalty over the life course (defined by age and parental status and age of youngest child). The central thesis is that our understanding of the impact of work/life policies on employee loyalty will be enriched by consideration of the non-work and work contexts that influence employee attitudes and behavior. The relationship between employee child care policies and loyalty varies for women and men at different stages of parenthood. Flexible-time policies have a consistent, positive association with employee loyalty with some variation based on life stage. Informal support (via supervisors and co-workers) has the greatest positive relationship with employee loyalty.  相似文献

Physical fitness and health lifestyle habits have been reported to lower the risk of death from disease, foster healthy muscles, joints and bones, and enhance personal function and mental health. Given these benefits, many employers are implementing health and fitness programs into their workplace with the goals of improving and maintaining the health of their employees and increasing worker productivity. However, research is still being conducted to determine if these programs are an effective means of achieving these goals. OBJECTIVE: The purpose of this paper is to investigate the impact of these programs on employee physical and mental health, employee work performance, and the employer. This paper also investigates the effectiveness of the specific program structures and intervention procedures that were used in the employee health and fitness programs that have been implemented. STUDY DESIGN: This paper analyzed 15 previously conducted studies to investigate the impact and design of employee health and fitness programs. RESULTS: The reviewed literature suggests that the incorporation of an employee health and fitness program can have positive effects for both the employee and the employer. Programs that are structured using a variety of physical fitness programs, health education classes, outreach and one on one counseling with follow up contact have proven to be most beneficial in terms of employee and employer satisfaction. CONCLUSION: The implementation of an employee health and fitness program can have positive lasting effects on both the employee and employer. In addition to implementing programs that offer a variety of choices and one on one counseling, employers would benefit from targeting the at-risk population to ensure that the programs benefit the greatest number of employees possible.  相似文献

What mechanisms link horizontal labour market segregation and the gender gap in wages? One explanation is based on the cultural devaluation of typically ‘female’ skills and work contents which are held responsible for lower earnings in these occupations. In the present study the idea of devaluation of ‘female’ work is contrasted with other possible explanations such as occupational differences in specialized human capital requirements or unpleasant work conditions. Based on a large sample of employed persons in Germany (IAB-Beschaeftigtenstichprobe 1975–1995) and on a survey on work conditions (BIBB/IAB-Erhebung 1991/92), the influence of ‘female’ work contents and other occupational variables on individual earnings is modeled for East and West Germany separately. The results of multilevel analyses accounting for the embeddedness of individuals in occupations and industries show that some ‘female’ work contents — typing, cleaning and selling — decrease income, and thus are culturally devalued. In contrast, occupational differences in specialized human capital requirements and work conditions do seemingly not affect individual wages. In East Germany the results in regard of devaluation are less pronounced. In both parts of the country there is an unabatedly strong effect of individual sex on earnings which cannot be explained by the introduced occupational characteristics.  相似文献

This study examines earnings inequality between Hispanic-origin men and non-Hispanic white men (referred to as white) using the 1976 Survey of Income and Education. Results show that human capital and labor supply variables have more impact on Hispanic earnings than labor market characteristics. Post-school job experience and weeks worked conform most consistently to the predictions of micro-economic labor theory. Formal schooling, while positively related to earnings, does not uniformly influence job rewards among Hispanic-origin groups. Ecological variables (social and economic organization) of the labor market have less impact on earnings. There is some evidence that whites benefit from the presence of large concentrations of minority workers, while two Hispanic groups—native Mexican and other Spanish men—are negatively affected by high concentrations of Hispanic workers. A composition analysis shows that from 10 to 50 percent of the earnings gap between Hispanic and white men may be attributable to discrimination.  相似文献

Using the 1985 Brazilian Annual Household Survey (PNAD), this study analyzes the extent to which the labor force participation of married women influenced familyincome inequality. The marginal impact on family earnings is decomposed into two components, one generated uniquely by differences in earnings inequality between spouses and another produced by imperfect assortive mating on spouses' earnings. Results show that the correlation among spouses' earnings is significantly less than one (0.4), and that the level of earnings inequality is more than 50 percent higher among wives than husbands. Because these forces are offsetting, wives' labor income has a negligible impact on family-income inequality in Brazil. The results demonstrate the importance of isolating the influence of imperfect assortive mating from that due to inequality in earnings between men and women.  相似文献

Unlike most of the literature concerning the effects of nonstandard work, we examine the long-term impact of part-time work. Our main focus is on earnings and several important benefits. As might be expected, voluntary part-time work while in school increases earnings of both women and men, whereas involuntary part-time work has no significant impact. Surprisingly, however, voluntary part-time work while not in school has a substantial positive effect for women but is not significant for men. Furthermore, we find that the provision of health insurance, profit-sharing, defined-benefit and defined-contribution plans is primarily determined by factors other than work experience.  相似文献

OBJECTIVE: The primary objectives of this study were to identify sources of meaning for individuals within the context of a work environment, and to compare varied sources of meaning for individuals with high and low work satisfaction levels. METHOD: Participants were chosen based on satisfaction levels in employment, full-time employment status within an organization for at least one year, and diversity in the work setting. Data were gathered through a series of interviews and observations of the participants' workplaces. A comparative analysis of transcribed interviews was conducted by the researchers and with an expert occupational therapy faculty panel. From these analyses, the researchers developed work narratives for a mechanical engineer, a high school teacher, an employee of mechanical services, and a career service counselor. RESULTS: Emerging themes from the work narratives indicated that the various meanings employees found in work had an effect on their perceived levels of job satisfaction. Participants conveyed that organization identification, financial benefits, independent decision-making, reciprocal respect, opportunities for creativity, and maintaining significant relationships outside of work enhanced meaning and satisfaction. CONCLUSIONS: The worker role is a significant source of an individual's identity, meaning, and satisfaction in life. Professionals in various fields can work with employers to develop meaningful work environments for increased job satisfaction, greater motivation for work, increased productivity, and decreased employee turnover.  相似文献

Women continue to earn less than their male counterparts globally. Scholars and feminist activists have suggested a partial explanation for this gender gap in earnings could be women's limited access to power structures at the workplace. Using the linked employer–employee data of the Workplace Employment Relations Study 2004–2011, this article asks what happens to the gender gap in earnings among non‐managerial employees when the share of women in management at the workplace increases. The findings, based on workplace‐fixed time‐fixed effects regression models, suggest that workplace‐level increases in the share of women in management are associated with decreases of the non‐managerial gender gap in earnings. This effect appears to be largely unrelated to changes in equality and diversity policies, family‐friendly arrangements and support for carers at the workplace.  相似文献

Two major shifts in contemporary work organizations—“employee participation” and “diversity management”—have typically been studied in isolation from one another. Building on theoretical work by Acker (2006a,b), we ask how the interaction of these two constructs has affected the pursuit of workplace democracy at two worker cooperatives in Northern California. Using qualitative methods, we find that distinct “diversity regimes” have emerged at these establishments, substantially affecting the configurations of inequality that evolved. We distinguish two types of diversity regimes—“utilitarian” and “communitarian”—which operate either to obscure the workings of inequality or to foster attention to their presence. Our results suggest that how sociodemographic differences are managed has material consequences for the development of egalitarian structures at work.  相似文献

Overall, 19 percent of small employers offering health benefits made changes to their health plan between 2001 and 2002. Sixty-five percent increased deductibles and co-pays; 35 percent switched insurers; 30 percent increased the employee share of the premium; and 29 percent cut back on the scope of benefits. Twenty-six percent increased the scope of benefits offered. Nearly one-quarter of small employers offering health benefits think their firm would change coverage and 3 percent think it would drop coverage if the cost were to increase an additional 5 percent. Most small employers offer sound business reasons for offering health benefits to workers. Many report that it helps with employee recruitment and retention, and increases productivity. More than three-quarters report that offering health benefits is "the right thing to do." Most small employers that do offer health benefits report that it has a positive impact on various aspects of the business, such as recruitment, retention, employee attitude and performance, employee health status, and the overall success of the business. Most small employers that do not offer health benefits tend to think that not offering them has no negative impact on the above aspects of their business or the overall success of the business. However, those not offering benefits are more likely than those offering them to report that most of their employees are high-turnover and stay on the job only a few months. Small employers that offer health benefits tend to be distinctly different from those not offering them. Worker income in firms not offering health benefits tends to be considerably lower than in firms that do offer them. Employers not offering health benefits are more likely than those offering them to have a smaller proportion of full-time employees, and employers that do not offer health benefits have a larger proportion of females, workers under age 30, and minority employees. Of small employers that offer dependent coverage, more than 40 percent report that workers do not take coverage for their dependents because the dependents have coverage from somewhere else, but 35 percent report that employees decline dependent coverage because they cannot afford the premiums. Many small employers that do not offer health benefits are potential purchasers. Eleven percent are either extremely or very likely to start offering health benefits in the next two years, and 22 percent are somewhat likely to start offering health benefits.  相似文献

Support from employers to help parents balance work and family responsibilities has become an increasingly important issue, particularly in the United States, where public support for families is scarce. Little is known about the effectiveness of employer‐provided child‐care support. Who participates in these programs, and what are their benefits? This study is among the first to address these questions using a dataset that combines administrative with survey data from employees at a large organization. Findings indicate that employer financial support for child care can be structured so that employees with the greatest need benefit and employee participation is not associated with stigma. Results suggest the employer benefits from increased employee commitment and reduced employee stress, but employees do not report increased parent or child satisfaction with care. Although employer financial support alone cannot compensate for structural problems with regard to child care, it may reduce stress and increase employee commitment in the workplace.  相似文献

How do cultural meanings influence how people experience work‐life demands? Much research, especially quantitative research, on the effects of structural work and family conditions does not account for employees’ cultural beliefs about the meaning of work in their lives. This article uses unique survey data to investigate the effects of employee embrace of elements of the “work devotion schema”—a cultural model that valorizes intense career commitment and organizational dedication—on their sense of “overload,” an experience that includes feeling exhausted and overloaded by all one's roles, net of actual hours on the paid job and family responsibilities. We argue that by cognitively, morally, and emotionally framing work as a valued end, the work devotion schema reduces feelings of overload. Using a case of senior women researchers and professional service providers in science and technology industries, we find that those who embrace work devotion feel less overloaded than those who reject it, net of work and family conditions. However, this effect is curtailed for mothers of young and school‐aged children. We end by discussing implications for flexibility stigma and gender inequality.  相似文献

Summary

This paper presents the results of a research project designed to assess the impact of an automated case management system on the time utilization and attitudes of human services employees. Based on this 10 week evaluation study, the desired benefits in efficiency, effectiveness and quality of work life were not achieved. Limitations of this study were the constraints in the length of time the evaluation could be conducted and the small sample size available. The findings of this research highlight the need for employee assistance program managers to be sensitive to and knowledgeable about the potential sources of stress as well as the potential benefits in introducing computer technology into the human services delivery system.  相似文献

Labor economists have suggested that employee earnings may be relatively higher in firms possessing market power, such as that which may stem from government regula-tion of prices or entry of firms. We test this hypothesis, which previously has been inves-tigated in the context of industries such as trucking and air transportation, using earnings data for the cable television industry. Our empirical findings suggest that cable TV employees capture some of the benefits producers receive from regulations restricting competition.  相似文献

The pyramidal shape of most organizations dictates that virtually all careers will level out before an employee reaches the top of the institution, agency, or corporation. How to maintain or enhance worker productivity and job satisfaction when an employee remains at a career level that discourages one's aspirations are concerns for career counselors, their clients, and organizational executives. This article defines career plateauing, explains types and sources of plateauing, and suggests counseling interventions that can help individuals to recognize and adjust to plateauing. In addition, we recommend proactive measures that will perpetuate the work motivation of effectively-performing plateaued workers as well as remediate the work behavior of the ineffective, plateaued worker. One of life's maxims is that all careers reach a level after which no higher achievement can be expected. From night watchguard to chief executive officer, each person's career has its apex. Thus, career plateauing is inevitable for all who strive and struggle in the work world (Bardwick, 1986). The point in time when an individual will experience, if not recognize, career plateauing is difficult to predict as is the extent to which that person can influence the timing or impact of this phenomenon.  相似文献
