Abstract

During times of significant change to organizations in strategies and structures, employees can experience high levels of stress as their jobs, areas of responsibility and roles also change. Yet research is curiously silent about how people react to organizational change, especially towards promoting healthy responses to change. As a first step to outlining areas for future research this paper considers a range of individual and organizational strategies that may be effective in reducing employee stress and related problems. Prior to the implementation of these strategies, however, organizations must empower employees to adopt the role of change agent and encourage them to take action to solve the problems that stress them. At the individual level, employees can respond to the stress created by organizational change by using problem- and emotion-focused strategies. Also important in coping with change are the personal resources of employees, including a sense of hardiness, beliefs about having control over their work environment, and the availability of social supports within and outside the organization. Although few organizations fully acknowledge their role in helping employees cope with change, there are a number of initiatives that organizations can pursue. Several strategies are discussed in relation to communication, leadership, job-related tasks and stress management programmes.  相似文献

Our research examines practices for managing project leaders as a component of an organization's capability for radical innovation. Our qualitative analysis of 246 interviews in twelve industry-leading corporations suggests that managers use performance-based assessment to select project leaders with demonstrated experience and skills for innovation, as well as passion that extends beyond a single project toward an awareness of its broader contribution to the organization's growth objectives. The managerial role includes concurrent hands-off/hands-on involvement, which balances autonomy and accountability with guidance. Additionally, downside/upside management involves removing the negative consequences associated with failure while providing recognition for the project leader's efforts.  相似文献

The purpose of this study is to examine the predominant factors that lead to being an innovative organization from the employees’ perspective in Japanese multinational companies (MNCs) in Thailand. The study employed qualitative case study approach utilizing semi-structured interviews and a focus group, and involved nine participants from five different Japanese MNCs operating in Thailand. The study found that learning and development, participative decision-making, communication and tolerance towards conflict and risks, kaizen (continuous improvement) and leadership were the main factors in promoting innovation in organizations.  相似文献

A wide range of factors has been found to affect organizational innovation. Of these, top managers' leadership style has been identified as being one of the most, if not the most, important. Yet, few studies have empirically examined the link between this factor and innovation at the organizational level. This study builds on the extant literature to propose four hypotheses about how top managers' leadership styles directly and indirectly (via empowerment and organizational climate) affect their companies' innovation. A multisource approach is used to collect survey data from 32 Taiwanese companies in the electronics/telecommunications industry. The findings support a direct and positive link between a style of leadership that has been labeled as “transformational” and organizational innovation. They also indicate that transformational leadership has significant and positive relations with both empowerment and an innovation-supporting organizational climate. The former is found to have a significant but negative relation with organizational innovation, while the latter has a significant and positive relationship. The implications of the findings and possible directions for future research are discussed.  相似文献

The strategy and innovation literatures argue that organizational competitiveness is contingent upon firms simultaneously pursuing both process and product innovations. A firm’s control system plays a fundamental role in this regard by managing, motivating, and coordinating employees’ behaviors for the development of its innovative capabilities. Research suggests that in order to develop successful innovation, management must use controls that align employees’ interests with those of the organization while simultaneously allowing employee autonomy to encourage creativity. These disparate functions lead to the control–autonomy dilemma. We argue that managers can address this dilemma by recognizing that the effect of controls on innovation outcomes depends, in part, on the controls’ enabling features and the type of commitment they inspire. Our findings show that employee development, which is the focus of input controls, has a direct effect on process innovation-related behaviors while specified goals, the emphasis of output controls, have a direct effect on product innovation-related behaviors. It is only through employees’ perceptions of managerial support that input controls increase product innovation-related behaviors and output controls increase process innovation-related behaviors.  相似文献

This paper examines the influence of psychological empowerment on organizational commitment and the moderating effect of organizational learning culture on the relationship. The results suggest that psychological empowerment, organizational learning culture, and demographic variables had a significant impact on organizational commitment for employees in the public sector of Korea. Employees showed higher organizational commitment when they perceived high psychological empowerment and a high organizational learning culture. In addition, the moderating effect of organizational learning culture on the relationship between psychological empowerment and organizational commitment was found to be significant. Among the demographic variables, only educational level turned out to be significant. Finally, implications, limitations and research recommendations are discussed.  相似文献

The present study integrates the technology acceptance and convergence streams of research to develop and test a model of individual adoption of convergent mobile technologies. Adopting structural equation modelling, we hypothesize that relative advantage, effort expectancy, social influence and facilitating conditions affect directly individual attitude and, indirectly the intention to use convergent mobile technologies. The model explains a highly significant 53.2% of the variance for individual attitude, while individual attitude accounts for 33.9% of the variance in behavioral intention. Why might nations vary in whether and how fast to adopt potentially disruptive innovations? Our study investigates this issue, specifically how a nation's adoption of creatively destroying innovations is related to two previously unexplored variables: cultural looseness, which is a norm-based measure of informal institutions, and global connectedness. To highlight potential contributions from these new variables, we control for within-nation contextual variables examined in prior research, including formal institutions, Hofstede's dimensions of cultural values, socioeconomic attributes, and between-nation economic grouping. Our empirical analysis of a specific disruptive innovation, agricultural biotechnology adoption, covers 47 nations over a 14-year period and provides broad support for the usefulness of cultural looseness and global connectedness for understanding innovation adoption. Cultural looseness is significantly related to adoption of agricultural biotech. Global connectedness dimensions of depth and breadth are not directly related to adoption, only interactively with cultural looseness. These findings highlight the role of informal institutions and global connectedness in shaping complex interactions between disruptive innovation and industrial evolution within and across nations. The findings also have implications for what public policy makers might do to influence the extent of adoption of such innovations.  相似文献

We map out the systems of sensemaking people use to link market and technology knowledge into new products, in innovative versus non-innovative organizations. Systems of sensemaking are organized “webs of meaning” that govern the knowledge people make sense of, and the sense they make. Innovative sensemaking systems link more knowledge because they: (1) frame linking as hands-on practices of value creation; and (2) loosely couple three tensions between tacit and articulated knowledge across organizational levels to draw in, exploit, and recreate knowledge for innovation. We contrast sensemaking systems in innovative versus non-innovative organizations, and draw implications for theory and practice.  相似文献

This paper reports experimental results on open innovation in which free-riding, efficiency and spillover depend on the ability to affect the number of innovation contributors, and the modularity of the innovation task. This paper provides a tractable laboratory setting that relaxes the restrictive assumption of the theoretical literature that costs of development are independent across individuals. We have induced more distributed problem solving and spillover of knowledge when the process is more non-modular. When efficiency is measured as the percentage of profits made over maximum profits, small groups were more efficient than large groups in the non-modular production environment and efficiency was higher in the modular production environment irrespective of group size. Significantly, there was a higher percentage of spillover in the non-modular production environment, especially for large groups.  相似文献

This paper analyzes how top management support of technology influences the generation of technological skills, technological distinctive competencies and organizational learning. The research also examines the effects of technological distinctive competencies and organizational learning on organizational innovation and reflects how all of these variables impact organizational performance. The results of our empirical analysis, based on a sample of 201 Spanish technological firms, suggest that: (1) top management support positively influences the generation of technological skills, technological distinctive competencies and organizational learning; (2) technological distinctive competencies and organizational learning positively affect organizational performance, directly and indirectly through organizational innovation.  相似文献

Organizational health research identifies processes through which the work environment and individual differences combine to influence both individual and organizational outcomes. This study investigated the contribution of conscientiousness to organizational health. Research in the areas of occupational stress, work performance, and organizational climate was used to develop a framework for integrating different elements of organizational health. Within this framework, the work environment was assessed by perceptions of workload and role clarity ; individual well-being was assessed by psychological distress and job satisfaction ; and behaviour important for organizational success was assessed by contextual performance. Conscientiousness was investigated within the framework using self-reports from a sample of 104 Australian employees. Conscientiousness directly influenced contextual performance but did not influence well-being or perceptions of the work environment. Conscientiousness also reduced the impact of role clarity on both psychological distress and job satisfaction. The role of conscientiousness in a comprehensive model of organizational health is discussed.  相似文献

In spite of the importance of organizational culture, scholarly advances in our understanding of the construct appear to have stagnated. We review the state of culture research and argue that the ongoing academic debates about what culture is and how to study it have resulted in a lack of unity and precision in defining and measuring culture. This ambiguity has constrained progress in both developing a coherent theory of organizational culture and accreting replicable and valid findings. To make progress we argue that future research should focus on conceptualizing and assessing organizational culture as the norms that characterize a group or organization that if widely shared and strongly held, act as a social control system to shape members’ attitudes and behaviors. We further argue that to accomplish this, researchers need to recognize that norms can be parsed into three distinct dimensions: (1) the content or what is deemed important (e.g., teamwork, accountability, innovation), (2) the consensus or how widely shared norms are held across people, and (3) the intensity of feelings about the importance of the norm (e.g., are people willing to sanction others). From this perspective we suggest how future research might be able to clarify some of the current conflicts and confusion that characterize the current state of the field.  相似文献

In this paper, we develop a conceptual model for IT innovation adoption process in organizations. The model utilizes Diffusion of Innovation (DOI) theory, Theory of Reasoned Action (TRA), Technology Acceptance Model (TAM), Theory of Planned Behaviour (TPB) and a framework that contains characteristics of innovation, organization, environment, chief executive officer (CEO) and user acceptance. The model presents IT adoption as a sequence of stages, progressing from initiation to adoption-decision to implementation. The study presents a model with an interactive process perspective which considers organizational level analysis until acquisition of technology and individual level analysis for the user acceptance of IT.  相似文献

This paper examines the relationship between environmental regulatory influence and product innovation in a multi-industry sample of manufacturing organizations. Our theory argues that the influence of environmental regulation on the level of product innovation in a manufacturing organization is at least partially contingent on the organization's internal characteristics—in particular, its structural flexibility and production process flexibility. Hypotheses are derived from our theory and tested, and the results are consistent with the conclusion that structural flexibility and production process flexibility moderate the environmental regulatory influence–product innovation relationship. Whether environmental regulation inhibits or promotes product innovation seems to depend at least in part on certain internal features of an organization. We discuss implications of our results for future organization studies research on environmental regulation, and for research on other types of external constraints on organizational performance.  相似文献

Health care services are increasingly provided in an atmosphere that is fractured by conflicting ethical concerns. This trend had been most noticeable in institutional settings. In response, hospitals have for many years had ethics committees. Their purpose has been to guide providers, patients, and families when decisions with ethical implications have to be made. The shift in focus within the health care delivery system away from hospitals and more to managed care systems and to domination of decision making by primary care providers suggests that expansion of the ethics committee concept may be advisable.  相似文献

This research study examines the relationships between innovativeness of firms, their organizational characteristics, and organizational performance. Previous studies that have examined these relationships have yielded conflicting results. A fundamental assumption of this research is that these conflicting results may be due to a narrow definition of the construct of innovativeness. This research demonstrates that by using a multidimensional measure of innovativeness, the reasons for the conflicting findings of past research becomes evident. The results of this study show that substantive relationships do exist between organizational factors, organizational innovativeness, and organizational performance. These relationships, however, are complex, and can only be detected if innovativeness is measured as a multidimensional construct. Each of the organizational factors examined in this study showed significantly different effects on each dimension of two types of organizational innovativeness — technical and administrative innovativeness. Further, the results show that innovativeness does improve organizational performance. However, each dimension of the two types of innovativeness affects different aspects of organizational performance.  相似文献
