In this article, we describe the Global Project Coordination Course, a course in which project teams composed of three students from each of two overseas universities execute company‐sponsored projects dealing with global supply chain management issues. The $75,000 to $100,00 contributed in total by the three to four sponsoring companies funds all course expenses. We assess the benefits and challenges of the use of cross‐cultural project teams with diverse educational backgrounds. We conclude that the course provides a unique and effective vehicle for furthering students' knowledge of Supply Chain Management and Information Systems, improving understanding of “soft” issues, and training students to work in diverse, global, cross‐cultural project teams.  相似文献

Using data collected from 25 interviews with Austrian employees in the European Commission, we explore the conditions under which cultural differences do and do not influence interactions. Previous experience with culturally-determined behaviour and experience working in a foreign language is found to foster norms that reduce conflict based on cross-cultural differences. Time pressure, on the other hand, makes cultural differences, specifically the way that criticism is delivered and the extent of relational-versus-task orientation, more explicit. Our findings have implications for the design of training for multinational teams, as well as the composition of these teams.  相似文献

This paper describes the results of a study of innovation in the management teams of 27 UK hospitals. It is argued that the content of innovations provides an accurate representation of the underlying cultural values of the management teams, and the cultural values which they seek to purvey within the wider organizational settings. The authors propose that values in action (as opposed to espoused values) are manifest in the range of innovations introduced by top management within organizations. Using a typology of organizational culture, they categorize the innovations introduced by the management teams, in order to map their underlying cultural values. The results indicate predominant orientations of hospital management teams towards rational goal and hierarchical values in the current context of health care in Britain. Internal climate and service innovations were relatively infrequent, suggesting that the hospitals were dominated by management concern for control rather than flexibility. The costs of such cultural strategies in health service settings are discussed.  相似文献

In light of the workforce's increasing nationality diversity, our study explores the antecedents for the successful management of nationality diversity as visualized in a favourable diversity climate and enhanced team performance. We propose a double‐contingency model in which we argue that the effects of nationality diversity will be dependent upon task interdependence and leaders’ cultural intelligence. We propose that nationality diversity will be more consequential in more interdependent teams, in which team interactions and processes are more salient. Moreover, team leaders with higher cultural intelligence will possess the skills to foster adequate team processes and thereby enhance diversity climate and performance of nationally diverse, more interdependent teams. We collected multi‐source data from 63 work teams (N = 410) and their supervisors at a German facility management company. Moderated regression analyses supported the hypothesized three‐way interaction between nationality diversity, task interdependence and leaders’ cultural intelligence. Additional simple slope analysis showed that nationality diversity is positively related to diversity climate and performance only when both team leaders’ cultural intelligence and task interdependence are high. Our study not only provides recommendations for successful nationality diversity management but also yields theoretical implications for diversity and cultural intelligence research.  相似文献

The changing business environment has challenged organizations to explore unique ways to ensure the success of online training initiatives. Thus, project teams, including training managers, should not only support organizational training and development initiatives; but, they also need to use project-focused, planning models for implementation. This paper proposes a model that is an extension of the model for business and training partnership developed by Price. The proposed model includes the integration of project management, human resource development (HRD), and business teams in order to enhance the success of training implementations through a sequential, planned framework. The model includes phases, best practices, and supporting tools to assist in managing and administering training and development projects. The approach developed in this research includes an account of the activities associated with initiating, planning, executing, monitoring and controlling, and closing processes for an online training initiative conducted in an oil and gas organization. This research also discusses implications of the proposed model for HRD professionals, because they are typically the champion of training and development initiatives within organizations today.  相似文献

The effect of leadership on individuals in multinational teams remains underexplored. Based on self-concept theory, our study investigates how subordinates' work engagement is influenced by their perception of leader cultural gap bridging (CGB) behaviors that seek to facilitate intercultural collaboration in multinational teams. We draw on a quantitative, two-wave, individual-level study with 280 employees working in multinational teams. Our results reveal that subordinates' perception of leaders' CGB behaviors enhance their work engagement through its effect on their team identification. The positive indirect effect is contingent on the level of relationship conflict in the multinational teams.  相似文献

Considerable theoretical and empirical work has identified a relationship between transformational leadership and team performance and creativity. The mechanisms underlying this link, however, are not well understood. To identify the intervening processes inherent in this relationship, we experimentally manipulated the leadership style assigned to 44 teams taking part in a resource-maximization task. Teams were exposed either to a leader using inspirational motivation, intellectual stimulation, or a control condition. Our findings reveal important differences between leadership styles in communication and team outcomes (objective task performance and creativity). These results suggest that different dimensions of transformational leadership should be emphasized depending on the outcome sought. In addition, our results provide evidence for a sequential mediation model where leadership influences team outcomes through overall team communication and trust in teammates. This study suggests mechanisms by which transformational leaders may impact team outcomes, which has implications for team building and leadership training.  相似文献

Global virtual teams experience difficulties in knowledge sharing, often related to identity threats that emerge across subgroups. In this conceptual paper we adopt the integrative model of subgroup relations to explore the role of multicultural brokers, i.e. team members or leaders who transcend different cultural boundaries and help to bridge differences among colleagues in different subgroups, in positively influencing the relationship between identity threats and knowledge sharing. We propose that identity threats across subgroups of global virtual teams have a negative impact on knowledge sharing quality and quantity. We contend that the presence of multicultural brokers help alleviate the negative effects of identity threats over knowledge sharing through a curvilinear moderating effect. We further propose that role (leader versus member), type of appointment (formal versus emergent), situated coworker familiarity with different subgroup members, and level of cultural intelligence of the multicultural broker play unique moderating roles on the relationship between identity threats and knowledge sharing quality and quantity. Our research offers theoretical contribution to the literature on subgroup relationships and knowledge sharing in global virtual teams and practical implications for managers and MNEs, helping guide management efforts.  相似文献

This research examined the relationship of cultural heterogeneity with team and organizational performance, as mediated by selected aspects of group processes. The study was done with top management teams (TMTs) in international subsidiaries of multinational corporations (MNCs). It was found that cultural heterogeneity within the TMT is positively related to both the level of issue-based conflict the team experiences and to TMT performance. The TMT performance and the subsidiary's performance were positively related. Issue-based conflict affected negatively TMT performance but had a positive effect on subsidiary performance. The hypothesis that cultural heterogeneity would be negatively related to TMT cohesion was not supported. The results provide general support for the importance of cultural heterogeneity for the functioning of TMTs and their international subsidiaries.  相似文献

Researchers have applied Hofstede's categorization of national cultural traits not only in studies of 'average' employee samples, from which the categorization was originally derived, but also to élite senior executives, and even to firms, on the assumptions that top management teams (i) are culturally homogeneous with average employees and (ii) directly reflect cultural characteristics in strategic decision-making. Such assumptions are questioned by research finding that country sub-populations are culturally heterogeneous and that individuals' cultural characteristics are moderated by organizational and task contexts. Using the construct of collectivism/individualism, this study tests the applicability of Hofstede's generic national cultural norms to senior executives using Anglo-Saxon and Chinese samples. Results cast doubt on the applicability of Hofstede's classifications to senior manager populations and suggest several avenues for further research.  相似文献

本文从学术团队核心能力建设的动态角度,利用广东省高校学术团队的数据,从产学研合作的广度和深度两个维度,研究探讨了产学研合作对学术团队核心能力影响的作用机理,深入剖析了学术团队的研究偏好、成员的互补性等团队特征的差异性特征对该影响作用的调节效应。研究结果表明,产学研合作对学术团队的建设具有积极的影响,产学研合作会对学术团队建设的正式化和学习能力产生正向的影响,而产学研合作的深度较广度相比,会对学术团队的学习能力影响更为突出。当进一步考虑到学术团队特征的异质性时,产学研合作对学术团队建设的影响效应也将随学术团队特征的异质性而体现出内在的差异性。其中,学术团队的研究偏好与产学研合作项目越匹配,产学研合作将有助于提升团队的学习能力。而学术团队人员的互补性越强,产学研合作广度的增加将有利于形成团队的互动与逐渐正式化,随着团队产学研合作深度的增加,其对学术团队文化氛围的影响也就越有利。  相似文献

Training is considered an important tool for organizations as they attempt to gain competitive advantages. However, transferring and maintaining the acquired skills and knowledge to the workforce remain problematic. Managerial support is a factor influencing training and its transference. However, the role of top management teams (TMTs) in this process has largely been ignored. This paper posits that the degree to which an organization invests in training initiatives, as well as the percentage of training transference and maintenance, is a function of TMT composition, TMT characteristics, and the degree to which the TMT holds subordinate managers accountable. Abstract

The phenomenon of managing work that is distributed over geographical distance is not new but is increasing in both frequency and intentionality as a function of globalization and knowledge-centric strategies. I review the literature on geographically distributed work, both that which highlights liabilities of loss of proximity and more recent research that emphasizes “virtual teams” as an intentional organizing device. I explore the adaptations, remedies, and countervailing strategies deployed to support such teams, contrasting those that minimize distance with those that increase individual and group capacity for coping with distance. I also emphasize that other dimensions of distance—cultural, administrative, and economic—affect the organization of work, the experiences of those doing the work, and individual and organizational outcomes. Here I highlight the “blended workforce” in which standard (traditional employees) and nonstandard (temporary and contract) workers are organized to accomplish interdependent tasks—and again contrast problems of distance with emergent adaptations. Finally, I explore the implications for human resource management (HRM), first considering which HR systems are best suited to work distributed over different types of distance, and then reviewing literature on specific HR practices—selection, training, task/job design, compensation, and performance appraisal. I close by arguing that HRM research must reach beyond its past focus on managing employees within a single firm over a prolonged career under collocated conditions. As the world generates countless new distance-related phenomena, our research must tackle the challenges of managing both standard and non-standard workers engaged in interdependent tasks of limited duration across multiple employers/clients and involving multiple dimensions of distance.  相似文献

Since principals in schools are increasingly turning into managers of educational institutions, coaching approaches have an increasing importance. Accordingly, the Bavarian Ministry for Education and Culture in cooperation with the National Institute for Quality in Schools and Educational Research and the Academy of Teacher Education and Personnel Management has introduced the project ?Coaching – an Instrument to Professionalise School-based Leadership“. The project involves exemplary coachings of school management teams and the training of coaches with a focus on school-related issues at the University of Innsbruck. The training of coaches is based on a special curriculum, which was evaluated using a multi-methods approach. This paper explores how I used personal construct theory (PCT) to underpin an intervention I designed and delivered to improve organizational effectiveness. The aim was to help improve the poor relationship between one of the teams in the organization I work for and representatives of their American customer which was adversely affected by cultural misunderstanding. I used a variety of tools and techniques to help individuals explore their understanding of each other's beliefs, values and language and its impact on the relationship. Delegates embarked on a journey that took them from the generic macro level of cultural stereotypes and perceptions to the micro-level of what these actually meant in their individual relationships. PCT provides a strong, robust framework for understanding one another's world from within. Because it is based on a strong theoretical base it provides guidelines within which the practitioner can, effectively and efficiently, work.  相似文献

This study examined the moderating roles of human resource management (HRM) practices in employees’ reactions to customer mistreatment. Drawing upon the job demands-resources (JD-R) model and stress appraisal theories, this study hypothesised that training and participation could buffer the negative effect of customer mistreatment on service employees’ work outcomes (i.e. emotional exhaustion and job performance). Data were collected from 730 service representatives and their team leaders at two time points. Results showed that customer mistreatment was less positively related to emotional exhaustion in teams where employees were provided with more participation opportunities, and customer mistreatment was less negatively related to performance in teams where employees received more training. The results suggest that different types of HRM practices could effectively buffer the negative impact of customer mistreatment on different work outcomes for service employees. Theoretically, this study extends the customer mistreatment literature by demonstrating the importance of studying HRM practices in the customer mistreatment context, and supports the integration of JD-R model as an overarching framework and stress appraisal theories as an explanatory theory to understand the role of HRM practices. Practically, the findings provide implications to managers in protecting employees from customer-related interpersonal stressors and maintaining a healthy and productive workforce.  相似文献

The role of different types of intelligence in the occurrence of conflict in global virtual teams (GVTs) has largely been overlooked in the literature. As suggested by the theory of multiple intelligences, this study explores how cultural intelligence (CQ) and emotional intelligence (EQ) influence the occurrence of interpersonal, task and process conflicts in GVTs. Furthermore, by drawing on the contingency theory of task conflict and performance in groups and organisational teams, we examine the impact of these different types of conflict on the performance of GVTs. Utilising multilevel analysis, we tested the research model using a sample of 810 graduate and undergraduate business students from 38 different countries who worked in 232 GVTs. The results show that the CQ and EQ of the team members reduce the occurrence of the three different intragroup conflicts in GVTs. We also demonstrate that process conflict negatively affects GVT performance. We discuss the implications for research and practice.  相似文献

Departing from the functional leadership model, we propose a team leadership training model as a way to improve the performance of leadership functions and foster team effectiveness. Based on a longitudinal quasi-experimental study involving ninety 6-person teams, 45 trained leaders were compared to 45 untrained leaders at two points in time: before the intervention group was subjected to training experience (time 1), and 6 months after the intervention group had completed their training (time 2). Results showed that, compared to the non-trained leaders, the trained leaders registered an improvement in their enactment of leadership functions. Moreover, these results also showed that training leaders led to an improvement in team effectiveness through the development of team leadership functions. The current findings offer new insights into the way that leaders can improve team effectiveness.  相似文献
