Affective reactions to the departure of work group leaders are proposed as an important determinant of members' trust-related judgments regarding new leaders. A field test of veterinary hospital employees evaluating new leaders revealed that the affective reaction to the departure of the prior group leader predicted trust when there was no history between the individuals. When there was history between the two individuals, the group member's evaluation of the new leader's ability on their prior job was a significant predictor of trust over and above their affective reaction to the succession. The relationships between affective reactions to succession and trust formation were replicated in a longitudinal simulation of trust formation in student groups. The implications of these findings for the study of trust in organizations and leadership succession processes in work groups are discussed.  相似文献

Building trusting, multicultural organizations require us to accentuate ‘sharedness’ rather than identifying differences. This study investigates how organizational members activate multiple sources of cultural values to develop trust with their colleagues from different cultural backgrounds. Through a series of surveys followed by semi-structured interviews, data were collected from members operating in five different multinational organizations based in Germany and South Africa. Analyzed abductively, our findings illustrate the multiple sources of cultural values that influence members' disposition to trust and their assessment of their colleague's trustworthiness. We further show how four levels of trust emerge as an outcome of the interplay between these various cultural dimensions. Through our multidimensional operationalization of culture, we show how variations, not only across, but within individuals can hinder or promote trusting relationships in the workplace. This study highlights the need for more nuanced approaches towards the examination of the influence of culture on trust.  相似文献

In the current research we use the social identity perspective to enhance our understanding of group affect (i.e. a collectively shared pattern of affective states among group members). Because higher identification (i.e. the extent to which group members define themselves in terms of their group membership) is related to higher attentiveness to fellow group members, we expected that group identification would foster affective convergence, and that the effects of group affective tone on team effectiveness would be stronger for higher identifying groups. A survey of teams (n=71 teams) confirmed our expectations. A scenario experiment (n=121 participants) added to our findings by showing that identification does indeed lead group members to affectively converge to their fellow group members and that this affective convergence, in turn, explains subsequent team‐oriented attitudes. Our study testifies to the notion that team managers may want to take notice of and manage affect in work groups, because, especially in higher identifying teams, affect may spread among team members and influence the team's effectiveness.  相似文献

We extend research on leadership and emotions by addressing two previously under-researched areas. Prior research has focused primarily on the valence of leaders' displayed emotion and on followers' affective reactions to those displays. In contrast, we examined followers' cognitive reactions to the perceived sincerity of leaders' displayed emotion. Study 1 found that American workers' trust in a leader was related to their perceptions of that leader's emotional sincerity. Study 2 replicated these results among Chinese workers, and further indicated the mechanisms through which perceived emotional sincerity influenced trust and showed how trust influenced performance. The findings demonstrate the importance of including emotional sincerity in studies of leader affect, and suggest the value of adding a cognitive perspective to the current focus on followers' affective reactions to their leaders' emotions.  相似文献

Based on the idea that emotional exchanges determine symbolic meanings in interpersonal exchanges, we hypothesized that displays of positive and congruent affect determine members' ratings of leaders in a simulated performance appraisal context. To test the hypotheses, 537 participants viewed videotapes of four male and female leaders giving positive and negative feedback, and with facial expressions of affect that were either congruent or incongruent with the verbal message that they were delivering. Results supported hypotheses that positive and message-congruent leader affect results in more positive member ratings of the leader, assessed using a seven-item measure of members' perceptions of the leader's negotiating latitude. The least positive ratings of negotiating latitude were given when positive feedback was delivered with negative facial affect.  相似文献

This investigation supplements Leader–Member Exchange (LMX) theory by explaining how leaders make sense of whether and when to trust members throughout role negotiations. This conceptualization of leaders' trust of members describes how leaders emplot members in storylines characterized as predictably good, unpredictable, or predictably bad, and catalogs the formal communication practices indicative of those predictions. Forty working adults, who have reputations for being effective leaders, were interviewed. Constant comparative analysis revealed leaders attempted to produce stories with characterological coherence about members' character development throughout role negotiations. The Leader-to-Member Narrative Sensemaking of Trust (LMNST) concept describes how participants reported trusting and doubting (often simultaneously) their members by evoking combinations of seven narrative elements (i.e., selection, probation, escalation, confederation, jeopardy, redemption, and termination). The LMNST contributes to the leadership communication literature a way of viewing leaders' discourse about members through the lens of narrative logics.  相似文献

Trust is an important factor in risk management. There is little agreement among researchers, however, on how trust in risk management should be studied. Based on a comprehensive review of the trust literature a "dual-mode model of social trust and confidence" is proposed. Trust and confidence are separate but, under some circumstances, interacting sources of cooperation. Trust is based on value similarity, and confidence is based on performance. According to our model, judging similarity between an observer's currently active values and the values attributed to others determines social trust. Thus, the basis for trust is a judgment that the person to be trusted would act as the trusting person would. Interpretation of the other's performance influences confidence. Both social trust and confidence have an impact on people's willingness to cooperate (e.g., accept electromagnetic fields or EMF in the neighborhood). The postulated model was tested in the applied context of EMF risks. Structural equation modeling procedures and data from a random sample of 1,313 Swiss citizens between 18 and 74 years old were used. Results indicated that after minor modifications the model explained the data very well. In the applied context of EMF risks, both trust and confidence had an impact on cooperation. Results suggest that the dual-mode model of social trust and confidence could be used as a common framework in the field of trust and risk management. Practical implications of the results are discussed.  相似文献

A growing body of literature examines how actors engage with institutions and how they prompt institutional change and evolution. This article takes stock of this knowledge and contributes an affective dimension to the study of how institutional entrepreneurs achieve momentum and field-level impact. The article views institutional work as relational agency and conceptualises empathic engagement as a way for institutional entrepreneurs to relate affectively to other actors and induce cooperation. We demonstrate how empathic engagement by institutional entrepreneurs can nurture communities of practice that co-create change in institutional fields. Our argument hinges on the actors’ affective investment and advances the less developed non-cognitive dimension of institutional work. By integrating empathic engagement into institutional entrepreneurship, we demonstrate how institutional entrepreneurs nurture their ability to engage and cooperate with others to diffuse particular values through institutional work. This integration focuses on the way of knowing generated through empathic engagement: the ability to bring about a consensus by creating frames of reference and identities that others are enchanted by and subscribe to, as opposed to using coercive mechanisms.  相似文献

Previous studies have found mixed results regarding the influence of positive and negative leader affect on follower performance. We propose that both leader happiness and leader sadness can be beneficial for follower performance contingent on whether the task concerns creative or analytical performance. This proposition was put to the test in two experiments in which leader affective display was manipulated and the performance of (student) participants was assessed. The results supported our hypothesis that a leader's displays of happiness enhance follower creative performance, whereas a leader's displays of sadness enhance follower analytical performance. Contrasting these findings with evidence for a subjective rating of leadership effectiveness, in line with an implicit leadership theory interpretation, leaders were perceived as more effective when displaying happiness rather than sadness irrespective of task type. The second study showed that the effects of leader affective displays on followers' creative performance and perceived leadership effectiveness are mediated by follower positive affect, indicating that emotional contagion partly underlies these effects.  相似文献

This research examines the transitory influence of reputation information on consumer decision making regarding an e‐vendor. Using social judgment theory to explain how reputation information's effect on perceptions may be fleeting, we specifically examined how user trusting beliefs related to an e‐vendor change after a simple exposure to the Web site. A total of 369 college students participated in an experiment that found that reputation information was initially strongly related to trusting beliefs regarding the e‐vendor, but a brief nonpurchase‐related exposure to the e‐vendor's Web site—that is, direct experience—reduced reputation's effects significantly. This research provides insights into why reputation information may be more important in certain circumstances than in others and enhances our understanding of how consumer decision making is affected by different purchasing contexts. This research also has implications on the design and use of trust‐building technologies.  相似文献

As with any relationships, those between buying firms and their major suppliers are likely to experience situations of conflict. When facing such situations, top managers tend to approach conflict either cooperatively or competitively. However, when and why top managers tend towards cooperation or competition is far from clear. This study proposes a novel link between the theory of cooperation and competition and the discounting principle of attribution theory to argue that it is top managers’ trust beliefs in their firms’ major suppliers that influences their intended approach to conflict. Using survey data from 140 C‐level managers and business owners, the authors develop and test a model that differentiates between two attributional dimensions of trust (competence and goodwill) and the specific relational conditions that influence how these attributions operate. The results indicate that top managers’ trust in their suppliers’ competence and goodwill is, in fact, decisive in determining how they intend to approach conflict. Further, the authors demonstrate that a top manager's trust belief in the supplier's goodwill is of particular relevance in driving the top manager to cooperate in the face of conflict. However, this link seems to be contingent on the specific conditions of the buyer–supplier relationship in question.  相似文献

The development of adequate shared understanding of the task is of critical importance to group functioning. Group leaders play an important role in this respect, as a key function of leadership is to shape group members' understanding of their job. In the present study we focus on decision making groups with distributed information and examine how group leaders shape members' mental representations of the group decision task through leadership behavior rooted in their own representations of the task. We propose that the extent to which the group leader has task representations that emphasize information exchange and integration affects group members' task representations, group information elaboration, and decision quality. We tested these hypotheses in an experiment (N = 94 three-person groups) in which we manipulated whether a group leader was present and whether this leader held representations emphasizing information elaboration. Results supported the hypotheses, and suggest that team leaders may play an important role in creating a socially shared understanding of team tasks.  相似文献

Surveys in three U.S. localities (n = 523) with proposed or existing land-based aquaculture facilities probed trust's relationship with perceived net benefits and public intentions to cooperate with siting of this novel technology. The trust, confidence, and cooperation (TCC) model posits that shared values shape willingness to be vulnerable to others (trust), while past performance shapes certainty that others will behave as expected (confidence). Trust affects confidence given moral outweighs performance information, possibly varying by familiarity. Other research suggests that trust shapes benefit and risk perceptions, which drive cooperation (defined here by potentially observable behavior: voting on siting, trying to influence government decisions directly or through citizen groups, and buying or eating facility fish). Confirmatory factor analyses suggested that a two-factor model fit the trust/confidence measures better than a one-factor model or a two-factor model without inter-factor correlation, indicating (despite a strong association of trust and confidence) that they are empirically distinct. Path analyses suggested that trust had stronger direct effects on cooperation than did confidence, reflecting the TCC notion that moral information underlying trust judgments is more influential, and stronger indirect effects through benefit-risk judgments. Model fit was better than if the benefit-risk mediator was omitted. Trust in government had a small direct effect on cooperation and confidence, but a large effect on trust in the corporation, and model fit was much worse if any of these paths was omitted. Low familiarity with the project lowered both model fit and trust–confidence association. We discuss implications for risk analysis theory and practice.  相似文献

Although trust is fundamental to social and organizational functioning, the media often portray managers as distrusting, suggesting that distrust of others is a typical personality variable of successful leaders. This study puts the cliché of the distrustful manager to the test. Both self-report data (N = 32,926) and behavioral data (N = 924) from the German Socio-Economic Panel refute this cliché. Analyses reveal that individuals in managerial positions neither show a lower level of trust before, nor a systematic reduction in trust after attaining such positions. Moreover, analyses demonstrate that managers are generally more trusting than non-managers. This selection effect implies that individuals who trust others are more successful in achieving managerial positions than their less trusting counterparts.  相似文献

We explore the complex interplay between organizational justice and supervisory justice when predicting group members' threat perceptions in a context of organizational change. Based on the assumptions of relational models of procedural justice and prior research done in the multifoci justice framework, we hypothesize that the extent to which a supervisor is seen to embody and represent key in-group attributes will moderate the interaction between the supervisor's own interactional justice and the overall organizational procedural justice. Specifically, organizational justice is expected to decrease employees' feelings of threat particularly when the supervisor treats group members fairly and is perceived to be in-group representative rather than non-representative. We found support for this hypothesis across two studies, a cross-sectional survey and a scenario experiment. The findings confirm the particularly powerful role that an in-group representative leader's interactional fairness has in managing group members' responses to fundamental organizational processes. The implications for further research and practice are discussed.  相似文献

The relationship between individuals?? entrepreneurial behavior and objective situational characteristics of an entrepreneurial opportunity??individual-opportunity nexus??lies in the focus of entrepreneurship research. The role of subjective appraisals and affective influences in the pre-entrepreneurial process was neglected in this context so far. On the basis of a questionnaire experiment with two different samples of employees and entrepreneurs, our results confirm central assumptions of cognitive appraisal and emotion theories. The subjective appraisals of objective entrepreneurial opportunities better predict entrepreneurial evaluation and exploitation decisions than the objective characteristics of the entrepreneurial opportunity. Furthermore, the results show in addition to an inverse direct effect of negative affect that the relationship between the entrepreneurial evaluation and exploitation is negatively moderated by negative affect. Our analyses indicate that the two subsamples show differences in their cognitive processes, but that they are still generally comparable. The affective influences on the pre-entrepreneurial process, however, demonstrate no group specific differences. These results extend the individual-opportunity-nexus-paradigm that is based on objective characteristics by examining the meaning of subjective appraisals and affective reactions and therefore the intersection of individuals and entrepreneurial opportunities.  相似文献

Abstract

Norms determine regular patterns of behavior and influence members' identification with a group. They are also a proximate way to predict and understand behavior in diverse work groups but, surprisingly, have not been extensively examined in this context. After reviewing research on group norms and the psychology of prejudice, I suggest that reaping the benefits of the increased range of available task relevant resources in demographically diverse work groups may depend on the strength and content of the norms it adopts, but that diverse groups face distinct obstacles in developing strong norms that create satisfying interpersonal interaction and effective work performance. I consider the difficulties diverse work groups have in forming strong norms and then focus on how anti‐bias norms, which are directed toward preventing behaviors associated with prejudice and discrimination and address members' security concerns, and openness norms, which promote people's ability to individuate those whom they might otherwise stereotype as well as address nurturance concerns, may increase a work group's ability to optimize social interaction and performance amidst diversity. I suggest that reorienting psychological and organizational research on prejudice to focus on group norm strength and content may be a way of both understanding and solving the greater challenges of discrimination.  相似文献

We investigate the relationship between individual trust and individual economic performance. We find that individual income is hump‐shaped in a measure of intensity of trust beliefs. Our interpretation is that highly trusting individuals tend to assume too much social risk and to be cheated more often, ultimately performing less well than those with a belief close to the mean trustworthiness of the population. However, individuals with overly pessimistic beliefs avoid being cheated, but give up profitable opportunities, therefore underperforming. The cost of either too much or too little trust is comparable to the income lost by forgoing college. Our findings hold in large‐scale international survey data, as well as inside a country with high‐quality institutions, and are also supported by experimental findings. We provide an integrative review of the empirical literature on leadership and affect (emotion, mood, and affective dispositions), which is first and foremost a literature on leader displays of affect. We conclude that the influence of leader affective displays can be understood through the mediation paths of emotional contagion and cognitive interpretation of affect in combination with the first- and second-stage moderators of these paths. We also conclude that the common yet overly simplistic notion that leader displays of positive affect are more effective than leader displays of negative affect can in important part be attributed to an overreliance on subjective ratings as indicators of leadership effectiveness, whereas behavioral indicators of leadership effectiveness suggest a more contingent view of the effectiveness of positive and negative affective displays. We propose that to bolster and further develop these conclusions, we need (a) more research focusing on moderation in dual-path mediation; (b) development of theory about cognitive interpretations following leader affective displays; and (c) more sophisticated models of the difference amongst different affective states to better capture the complexity of their effects. We also outline how evidence regarding the role of follower affect in response to leadership more generally points to the potential for integration of affective and non-affective models of leadership.  相似文献

Building on the emotional labor and authentic leadership literatures, we advance a conceptual model of leader emotional displays. Three categories of leader emotional displays are identified: surface acting, deep acting and genuine emotions. The consistency of expressed leader emotions with affective display rules, together with the type of display chosen, combines to impact the leader's felt authenticity, the favorability of follower impressions, and the perceived authenticity of the leader by the followers. Emotional intelligence, self-monitoring ability, and political skill are proposed as individual differences that moderate leader emotional display responses to affective events. We also look at followers' trust in the leader and leader well-being as key outcomes. Finally, we explore the influence on leader emotional labor of contextual dimensions of the environment, including the omnibus (national and organizational culture, industry and occupation, organizational structure, time) and discrete (situational) context.
