Change of values in organizations and enterprises as an issue to organization counselors Ethical issues are hardly ever explicitly formulated in the process of supervision or organizational development. However they have a strong impact on the everyday procedures of an organization in the form of conflicting values and goals. The costs of such unresolved conflicts for organizations and enterprises should not be underestimated. Organization counselors have the adequate potential to facilitate even complex processes of value changes within an organization. The following article explains by an example how the controversies about conflicting interests based on value issues can be adressed in the context of an organizational development process. The article describes a form of group coaching for female physicians during their medical specialty training. The basic approach of the coaching is solution and resource oriented and it comprises five sessions. Participants from different departments are given the opportunity to discuss aspects of their recent working experiences under professional guidance. Participants are therefore able to determine the topics to be discussed by themselves. Interest in the offer of coaching was very high and participants who completed the five sessions rated it very positively. The positive feedback allows us to conclude that as few as five coaching sessions can have a positive impact and can be of support for this target group.  相似文献

The difficulties of such an intention are shown, which appear, if an organization has no experiences with these formats and the decision makers have no background knowledge. The article states special aspects for coaching office-based women doctors, because their problems in managing a doctor’s office are originated in their typical female socialisation. First these burdening factors of managing a doctor’s office were collected phenomenologically in women doctors’ perspective, then the underliing cognitions – internalized ?driver and blocker“ – were highlighted and explained by psychoanalysis. To change these gender cognitions a coaching approach based on cognitive behavioral therapy was presented and differentiated from a therapeutical method.  相似文献

Compared to other minority groups, Japanese migrants in Germany are regarded as privileged and homogeneous. The author argues against the stereotype of homogeneity and closely analyses this particular migrant group and its situational, heterogeneous necessities and objectives which motivate the use of diverse coaching methods. In addition, the author discusses traditional hierarchical values in the home culture which tends to project a role model in a coach. The mixture of Japanese migrants’ heterogeneous needs in coaching and their hierarchically homogeneous values cannot be adequately addressed by the application of conventional coaching methods in Germany.  相似文献

The author presents a concept for introducing a coaching programme in a non-university research institute with the aim to strengthen scientific excellence. The paper analyzes requirements for coaching that result from characteristics of scientific work and derives steps for implementation. The results are: (1) There is a tension between individual career objectives and short time organizational goals related to external research funding and commissioned research; (2) coaching should be introduced primarily as individual career coaching; (3) an important challenge exists in sensitizing leading scientists to address this tension between individual career objectives and organizational goals more actively. The paper discusses the relationship between individual consulting and more general organizational goals in science coaching.  相似文献

This study evaluates the effects of life-coaching for high-level managers in an approved regeneration-center in Tyrol/Austria. This type of life-coaching consists of four steps, namely to analyze the life-situation, to de-block in case of disorders, to transform realizations into new attitudes and finally to integrate optimized thinking- and behavioral pattern in the daily routine. The effects of life-coaching were evaluated with a sound multimethodical design and the use of a control group. Results show that there is full satisfaction with the effectiveness of the entire treatment, but also there are significant differences between the groups with and without coaching.  相似文献

Besides external factors certain thoughts and emotions also constitute a difficulty for women??s career advancement competence. How these thoughts form mental blockades when clumping together and how they limit women??s freedom of action and career advancement is illustrated by the research study ??mental blockades??. This study was part of the integrated research project ??Aufstiegskompetenz von Frauen??Entwicklungspotenziale und Hindernisse??. The German market for services provided by audit firms is characterised by a growing concentration over the last decades. Due to numerous scandals, an auditor is obliged to meet stricter independence regulations. An audit firm has to reject a client if it received more than 15% of its total income from the listed company to be audited at any time during the last five years and at the same time expects to receive more than 15% in the current period. It can be argued that this regulation accelerates the concentration process, while small and midsize accountants, which serve only a small number of clients, are suppressed. This analysis is based on the data of 442 Prime-Standard audits for the periods 2005, 2006 and 2007. The results show that the Big4-audit firm obtained an increasing market share in terms of clients (77% (2005), 83% (2007)) and total fees (96% (2005), 97% (2007)). Furthermore, it is noticeable, that in particular NonBig4-audit firms exceed the critical threshold of 15% during the periods under investigation. As a result hereof such firms must leave the market after five years. Hence, the German commercial code`s independence regulations may affect the audit market structure. The results suggest that an enhancement of auditor independence through income thresholds is in conflict with a reduction of market concentration. Furthermore, it can be observed that an increase in fees earned from a particular client does not impact auditor independence as long as the income threshold is not exceeded. In addition, internal auditor rotation, auditor engagement by supervisory boards, and the implementation of audit committees could also result in an increase of concentration.  相似文献

Metaphors, stories, comparisons, allegories, parables and other kinds of figurative language are very important in dialogical processes between individuals. But there are also some risks in the work with figurative language: Not all pictures or comparisons which came into the mind of the coach are acceptable or understandable for the client. In this article some models and insights of the cognitive psychology for the use of metaphors in coaching and consulting are introduced. Metaphors are seen as the result of processes of analogical reasoning between knowledge domains. Coaching and internet? Chances and limitations of the internet to coaches and clientsThis article describes potentials and limitations of Internet-based coaching and counseling. It focuses on the capabilities of the Internet as a medium of information and communication and its significance for coaches, clients and newbies. Some suggestions are given on how coaches and clients could use the Internet for working purposes. The necessity to analyze and integrate important medium-specific, individual-specific and interpersonal factors should be kept in mind. Coaching for executives in social work – an empirical study on consultancy needs. Executives in social work see themselves under special demands to balance the necessity to cope with public cost cutting requirements on the one hand and the design of organization structures which are to master future challenges on the other. In order to adapt coaching to the consultancy needs in this field, 96 executives working in social facilities in Thuringia were interviewed with a view to their potential consultancy needs, in particular with respect to their management functions and leadership challenges. This investigation showed a high degree of acceptance for coaching and differentiated consultancy needs in the dilemma between economization and quality oriented social work. A preliminary competence profile for coaching personnel is derived thereof.  相似文献

Bigus and Zimmermann and Köhler et al. investigate various determinants of audit fees of companies that are listed on German stock exchanges using multiple linear regression analysis. While Bigus and Zimmermann identify not significant higher audit fees for initial audit engagements than for continuing audit engagements, Köhler et al. detect significant lower audit fees for initial audit engagements than for continuing audit engagements. Although the authors of both studies only investigate the fees for the audit of the German entities of the respective groups of companies, they use determinants from the prior audit fee literature that relate to the audit of the worldwide entities that are included in the groups of companies. In addition to this mismatch of the geographic scope of the variables, the authors use determinants whose influence on audit fees is not explained by theories, that have been rarely used in prior studies, or that have previously been associated with inconsistent results, and that should have been critically questioned. Given the weaknesses of the methodologies used in both studies, the gain in knowledge from their results is questionable.  相似文献

They dissolve boundaries in multiple ways and influence organization of work alike exhaustion and recreation. Legal regulations are not implemented in organizations or do not fit. Organizations establish special hierarchies for experts as an alternative to management careers. They are meant for employees with valuable expertise and extraordinary professional responsibility. Nevertheless they are not granted managerial responsibility or budgetary control. This article shows how to coach professionals, who are embedded in such organizational environments and who serve as experts, main contacts and promoters.
