Leadership coaching reflects an evolving dynamic between the client and coach that is qualitatively different from most approaches to leadership development and therefore holds particular challenges for evaluation. Based on reviews of academic and practitioner literatures, this paper presents an integrated framework of coaching evaluation that includes formative evaluations of the client, coach, client–coach relationship, and coaching process, as well as summative evaluations based on coaching outcomes. The paper also includes a quantitative synthesis examining evaluation methodologies in 49 leadership coaching studies. The results revealed that self-reported changes in clients' leadership behaviors are the most frequently assessed coaching outcome, followed by clients' perceptions of the effectiveness of coaching. Recommendations to advance coaching evaluation research include the creation of collaborative partnerships between the evaluation stakeholders (client, coach, client's organization, and coaching organization) to facilitate systematic formative evaluations, the collection of multi-source and multi-level data, and the inclusion of distal outcomes in evaluation plans.  相似文献

The present article provides a quantitative overview of the state of coaching research. It first provides an insight into the status quo of the academic publishing landscape. Afterwards, results of the four meta-analyes that have been published on coaching research up to now are summarized. First, results on the efficacy of coaching or coaching outcomes are presented. Findings for different outcome measures as well as different study designs are reported. Next, results on predictors of coaching success are presented. They include specific features of the coaching process and setting, the coach-coachee-relationship as well as characteristics of coaches and coachees. The article closes with a summary and an assessment of the state of coaching research.  相似文献

This paper presents a theory- and research-based model for career coaching. It distinguishes four main areas of career coaching contents: (1) self-knowledge; (2) occupational and career knowledge; (3) career decision-making and career planning skills; (4) attitudes towards oneself and one??s career. The four content areas are addressed in a four-phase process (1) communication: problem analysis and establishment of coaching relationship; (2) analysis: working on the causes of the career concern; (3) synthesis/evaluation: developing and evaluation courses of action; and (4) execution: development of plans and strategies for goal implementation. The paper describes core elements of this model and shows how it can be applied in coaching practice.  相似文献

“What is happening in coaching?”—this question is given two readings in the current article: Coaching is understood as consulting business and as consulting interaction. With respect to the first reading, i.e. the coaching market, the trans- and interdisciplinary research group LOCCS (The Linguistics of Coaching, Consulting and Supervision) is introduced, dedicated to qualitative-linguistic analysis of coaching and other consulting interactions. With respect to the second reading, i.e. the coaching interaction itself, the special contribution of such qualitative-linguistic analysis will be outlined. Evaluation of executive coaching — an inquiry of coaches and clientsThe variables, the effects and the connection between variables and effects of executive coaching are examined in a questionnaire study with coaches and clients. The results show that executive coaching represents an effective intervention that positively affects both the client’s self-reflection and his/her behaviour. The client’s willingness to change and his/her intensity of suffering prove to be good predictors of success in achieving the desired effects. From the coach’s perspective these factors include the intelligibility of the coaching concept and a participative procedure. Additionally, the influence of the relationship on the coaching results is identified, resembling findings in psychotherapy research. Coach and client tend to agree with regard to their perception of the coaching process.  相似文献

In this article, we focus on a specific type of personal and professional development practice -executive coaching- and present the most extensive systematic review of executive coaching outcome studies published in peer-reviewed scholarly journals to date. We focus only on coaching provided by external coaches to organizational members. Our purpose is twofold: First, to present and evaluate how executive coaching outcome studies are designed and researched (particularly regarding methodological rigor and context-sensitivity). Secondly, to provide a comprehensive review of what we know about executive coaching outcomes, what are the contextual drivers that affect coaching interventions and what the current gaps in our understanding of coaching practice. On that basis, we discuss and provide a research agenda that might significantly shift the field. We argue that methodological rigor is as important as context-sensitivity in the design of executive coaching outcome studies. We conclude with a discussion of implications for practice.  相似文献

How these thoughts form mental blockades when clumping together and how they limit women??s freedom of action and career advancement is illustrated by the research study ??mental blockades??. This study was part of the integrated research project ??Aufstiegskompetenz von Frauen??Entwicklungspotenziale und Hindernisse??. High Profiling Coaching? is a method which is based on a biographical interview of the coachee. The interview is then analysed hermeneutically by a team of experts resulting in a competence profile. This profile is handed over to both the coachee and the coach before the start of the coaching process. Thus the face-to-face interaction in the coaching process will be reduced. Methods of qualitative research were used to conduct the evaluation of High Profiling Coaching. The criteria ?reason for coaching“ (voluntarily vs. involuntarily) and ?way of learning“ (Single-, Double-Loop or Deutero learning) were shown to be essential for the evaluation of the method. Using this approach, it was possible to identify the optimal range for applying the method and to assess its sustainability.  相似文献

The contribution reviews the state oft the art of the research on general success factors in the coaching process. Research in the field of psychotherapy on basic variables of client centered counseling and general therapeutic change mechanisms set an example. Results of first studies on these and modified factors show that the coaching outcome depends on observed esteem and emotional support by the coach, resource activation and support of transfer into practice. Process analysis of nonverbal interactions between coach and client demonstrate that goal attainment influence goal attainment. Finally, the paper focuses on limitations, of the studies, scientific and practical conclusions as well as future perspectives.  相似文献

This study examines the relevance of the coaching relationship. 30 semi-structured interviews with coaching officers in swiss large-scale enterprises are analyzed in the frame of a qualitative content analysis. The half of the polled experts believes that a good coaching relationship is the crucial impact factor of coaching. One third considers a well-working relationship as an important condition to achieve a successful coaching process. The most mentioned attributes and capacities of a coach in order to contribute to a functioning relationship are the ability to listen, empathy, appreciation, trustability, interest and openness. The definition of intercultural coaching depends as well on expectations and objectives of the clients as on underlying concepts of culture. To detect the required competencies of the coach we differentiate between coaching as intercultural learning, coaching in inter- and multicultural contexts and transcultural coaching. Taken these perspectives in mind, culture is and cultures are immanent dimensions in all coaching processes. Hence, in a globalized world of hybrid cultures and individuals the coach needs to use culture(s) as reflexive resource for any kind of coaching process and session.  相似文献

The authors present the design and first results of an ongoing research project. The main emphasis of the research lies on observable and mental processes of the coach and the coachee in and between coaching sessions as well as for the coachee after the coaching. The research is based on a particular e-coaching format named “virtual goal attainment coaching”, consisting of telephone-based coaching sessions combined with by internet mediated questions that the coachee answers with support of the coach. The ambition of this particular type of coaching, since based on empirical findings of coaching success factors and combined with modern media, is to generate excellent results within a short amount of time. This article addresses the interface of personal trust and trust in the organization in internal coaching taking particular account of the fact that the coach is part of the organization. The consequences of the mode of assignment, i.e. the circumstances under which the coaching is initiated, the importance of neutrality, discretion, voluntariness and the importance of the coachee??s previous experience with the organization are discussed. In this study, we used a two-phase exploratory sequential design consisting of qualitative and quantitative research methods to assess leadership coaching as a leadership development tool. A focus group study combined with a review of theory resulted in hypotheses linking coaching to increased leader role-efficacy (LRE) and leader's trust in subordinates (LTS). Using data from leaders participating in a six month coaching program and a control group, the results showed that LRE and LTS increased in the coaching group, but not in the control group. We also hypothesized that increased trust in subordinates would be related to subordinates' psychological empowerment and turnover intentions. A significant relationship between increased LTS and reduced turnover intentions was found. Finally, we found that the degree of facilitative behavior from the coach positively affected the changes in both leader role-efficacy and trust in subordinates. While the results should be interpreted with caution as the sample is small, our findings support claims that coaching represents a promising leadership development tool. Furthermore, the results regarding trust in subordinates represent contributions to the development of a relational perspective on leadership development.  相似文献

The occupational transitions of executives are considered in concerns of the conceptions ??Social Support?? and ??Sense of Coherence?? by a four structured model of a transition cycle. Furthermore the importance of a coaching that recognizes the specific needs during the single phases of a professional transition is described. After all the idea of a coaching is supported, which becomes a status of a fixed installation in organizations. The executives are accompanied through the transition in order to reduce the psychological and organizational costs and finally to commit them and their team members for a long-term employment. The questions as to what coaching is, which goals are pursued in coaching, and what expectations are placed on coaching services are commonly answered in the coaching scene by taking recourse to its own, internal models and preconceptions. The future of coaching, and of the providers of coaching services depends to a considerable degree on whether the self-perception and the service portfolio offered by coaching providers actually meet the needs and demands of clients. In order to learn more about the preconceptions and expectations of companies concerning the service and the coaches themselves, Kienbaum has collaborated with Harvard Business Manager on a survey of such companies in early 2008. The author presents an overview over the survey’s relevant findings, and he discusses the conclusions of these findings concerning a future understanding of coaching services and what is required of coaches and their qualifications.  相似文献
