Using survey data from alumni of one of the UK's earliest and largest MBA programmes we explore how career capital, career outcomes and career satisfaction are impacted by learner context. We adopt comparative capitalisms theory to investigate whether graduates from a standardised programme marketed as ‘One MBA’ report broadly similar career outcomes irrespective of their work and study location. We find that despite the rhetoric around globalisation in management education there are differences that fit the theories of comparative capitalisms literature; thus supporting the view that, despite the global nature of MBA branding, context still plays a role in shaping learning and career outcomes as evidenced by differences reported here. Significant findings are reported in terms of the reported development of career capital ‘knowing how’; career satisfaction and perceived organisational support, however differences in terms of the achievement of objective career success (promotion and career mobility) were less pronounced.  相似文献

In old American World War II movies submarine commanders called for ‘silent running’ when the enemy were near. No orders were issued but anarchy did not ensue. Everyone knew what to do. This paper describes a research study of one of the top five UK advertising agencies, in which management appeared silent in the sense that explicit, overt, bureaucratic, sanction‐backed directive corporate authority was not evident. But this agency is one of the most successful, serious, creative, effective, least showbizzy agencies in the industry. It is a good example of an organization which manages and sells knowledge: knowledge about advertising, about consumers and about creative craft. The research used critical discourse analysis to explore the ways in which power, authority and professional identity were discursively reproduced in the service of corporate instrumentality. As a real, concrete source of authority and direction, ‘management’ seemed silent, yet as a discursive construction its controlling presence was psychologically pervasive  相似文献

This article theorizes about the kinds of knowing present in organizations that share both a structural similarity in the organization of work and work practices – a ‘double periphery’ in which a community of practitioners acts across both a horizontal, geographic periphery and a vertical, hierarchical periphery – and a common mode of practice – translating across these peripheral borders. In principle, these workers develop knowledge in interaction with clients and customers that could be valuable to the organization, were it but to learn from them. Instead, the ‘local knowledge’ they learn in acting across these peripheries is discounted, if not disparaged, by more centrally‐located managers and executives. The article theorizes about the nature of translating local knowledge concerning organizational practices and about the structural character of local versus ‘expert’ knowledge.  相似文献

This paper contributes to gender and diversity research through proposing a new theoretical construct: glass chains. We develop ‘glass chains’ as a metaphor to illuminate how highly educated British Pakistani Muslim women professionals in the UK negotiate a fine balance between faith, family and personal ambition. Using a qualitative approach, we highlight tensions between religious and familial guidance within Islam, and workplace practices. Drawing upon the construct of ‘glass chains’, we articulate how 37 British Pakistani Muslim career women felt bound, by invisible glass chains, to the tenets of their faith. We show how the pull of glass chains obliged these women to resist certain career‐advancing opportunities. In so doing, we borrow from French philosopher Michel Foucault ideas about self‐oriented moral codes, engaging with his arguments that individuals may prioritize, over other obligations, the ties (or glass chains) which bind them to personal value sets in order that they may become ‘ethical selves’. While previous glass metaphors highlight barriers to female progression from external and structural angles, ‘glass chains’ are, by contrast, concerned with the potential for internal and personal constraints on women's ambitions. The metaphor ‘glass chains’ may be extended to enhance understanding of career constraints among other workers.  相似文献

In an advertising strategy, it is preferable to optimize a sequence of periodic decisions, rather than optimizing each period's decision separately. Thus, a dynamic technique such as optimal control, which is used in this study, should be employed. Necessary conditions, as inferred from a parsimonious advertising model, are tested using data from the tobacco industry. Parameter estimation involves the use of non-linear regression. The estimates permit trajectories of optimal advertising expenditures and optimal market shares to be constructed for filter cigarettes. When compared with the actual trajectories, the optimizing trajectories exhibit a striking correspondence to reality. Therefore, interesting results can be obtained using a simple model, provided the optimizing method takes into account the dynamic nature of managerial decision-making and provided powerful methods for estimating model parameters are used.  相似文献

The article explores self-initiated expatriate women's experiences of working and learning in the United Arab Emirates (UAE). Adler's (Adler, N. 1987. Pacific basin managers: A Gaijin, not a woman. Human Resource Management 26, no. 2: 169–91) seminal study and Tung's (Tung, R.L. 2004. Female expatriates: The model of the global manager. Organizational Dynamics 33: 243–53) research suggest that expatriate women operating in a foreign host culture are categorized as a ‘Third Gender’: host nationals would perceive them as ‘foreign’ first and ‘women’ second, consequently according them different privileged treatment inworkplaces than host national women colleagues. This qualitative study of self-initiated expatriate women highlights how the women's constructions of themselves as ‘foreign’ and ‘female’ in the UAE provide a lens through which they reflect upon their own experiences of learning and development. In the absence of support from their own organizations and/or driven by their own aspirations, the women embarked upon their professional development initiatives; networking, coaching and formal qualifications. Key themes of vulnerability in being a foreigner, gendered workplaces, informal learning and women's agency in their own learning and development emerge from the analysis. The women's experiences suggest that their ‘Third Gender’ identity frames both constraints and opportunities within their social and work environment. The research focus on self-initiated expatriate women developing their professional practice, without the organizational Human Resource Development (HRD) support normally provided for assigned expatriates, is a key contribution to HRD, expatriate and international management literature where gender has tended to be ignored.  相似文献

Play is manifested in organizational behavior as a form of engagement with work tasks and as a form of diversion from them. In this paper we examine both manifestations of play as sources of creativity. We argue that when play is a form of engagement with an individual's organizational tasks it facilitates the cognitive, affective, and motivational dimensions of the creative process, while when play is a form of diversion from an individual's organizational tasks it fosters the peripheral social-relational dynamics that encourage creativity in the first place. We explore the personal and contextual conditions that influence the two manifestations of play and the relative balance between them in a work context. Drawing on our analysis and the extant creativity literature, we conceptualize play as the cradle of creativity in organizations. We suggest that by temporarily suspending ordinary conventions, structural obligations, and functional pressures, and by encouraging behaviors whose value may not be immediately evident, play stimulates, facilitates, and even rehearses creativity. We discuss the practical relevance of play for the nature of work in creative industries and its larger intellectual importance for the study of human behavior in social systems.  相似文献

This review investigates the problems of definition and inequity with which the literature on parenthood and work–life balance is beset. It analyses research trajectories first within the established disciplines of organizational psychology and the sociologies of work and family practices, and then within the newer field of management studies. Gender, class and difference are singled out as troubling themes, especially in relation to fathers and impoverished parents. A tendency towards mono‐disciplinarity is observed within organizational psychology and sociologies of work and family practices. The review offers explanations for the historic but narrow definition within organizational psychology and sociologies of work and family practices of work–life balance as affecting mainly heterosexual dual‐career parent couples. The authors show how this narrow definition has led to inequities within research. They further identify as limiting the definition of work–life balance to be always ‘problematic’, rather than enriching, among employed parents. Consequently, a three‐factor framework is recommended, through which future studies may address the problems of definition and equity in work–life balance literature, including: a broader definition of work–life balance to include marginalized parents; the defining of parenting and employment as potentially life‐enriching; and a commendation of the transdisciplinary approach within management studies as poised to move debate forward.  相似文献

Despite their increasing relevance, employees' psychological contracts have attracted little research attention in Australia. The present paper presents two studies, which examined the psychological contracts of specific cohorts of professional employees and those in a managerial career track. The first study was an in-depth qualitative investigation of research scientists in an Australian public sector research organisation. They were found to have a strong professional affiliation and had developed psychological contracts that were best understood by reference to the ‘ideological currency’ of the scientific community. The second study was a quantitative examination of 156 MBA students at an Australian university, and how their psychological contracts could be related to perceptions of the contextual variables of organisational justice, perceived organisational support and external employability. Organisational justice and perceived organisational support were found to be related to the nature of the psychological contracts measured, but perceptions of external employability were not.  相似文献

This article considers the assessed performances of non-commissioned officers in aprogramme perceived as an important career enhancing activity for British military personnel. We introduce the idea of cognitive style as an important individual difference affecting performance on programmes of training and development and the implications for career progression. The research methodology adopted involved mixed methods as an alternative way of ‘seeing’, ‘researching’ and ‘theorising’ human resources development in this context. The research drew upon a mix of data from course participants and organizers, and it comprised cognitive style testing, within course assessment data and notes recorded during field observation. The results revealed relationships between the factors associated with ‘styles’, ‘assessed learning performance’ and ‘course experience’. Key perspectives on the experiences of training in terms of success and strategic direction were also identified. The study provides a deeper understanding of career-development processes in the military organization, considers the implications in which knowledge of an individual's style may have for the individual and course organizers and imports new theoretical frameworks into the study of human resource development.  相似文献

Research on flexible work practices has focused primarily on social relationships, individual identity, work/work–life balance experience and performance. This paper aims to add another dimension by focusing on space and, specifically, the performance of space by professional flexworkers as they reorder their home and work lives through the process of becoming flexworkers. Drawing on Law's ‘modes of ordering’ and Latourian actor network theory, as well as on Beyes and Steyaert's recent contribution on ‘performing space’, the paper considers how flexworkers themselves reorganize space(s) as an ongoing accomplishment. The purpose and contribution is to offer an alternative to the view that the home and work are rigid containers fixed in social structure, to one that views them as self‐referential space(s), reordered by flexworkers as they seek to ‘keep the social moving’. The paper is based on an empirical study of employees in a Canadian subsidiary of a large hi‐tech multinational corporation. It examines organizational policy documents and interviews with managerial and non‐managerial flexworkers to identify how social and spatial relations are reordered and performed.  相似文献

This paper presents a comprehensive archival examination of FTSE 100 companies in the period 2001–2005, focusing on the relationship between the presence of women on company boards and both accountancy‐based and stock‐based measures of company performance. Consistent with work by Adams, Gupta and Leeth this analysis reveals that there was no relationship between women's presence on boards and ‘objective’ accountancy‐based measures of performance (return on assets, return on equity). However, consistent with ‘glass cliff’ research there was a negative relationship between women's presence on boards and ‘subjective’ stock‐based measures of performance. Companies with male‐only boards enjoyed a valuation premium of 37% relative to firms with a woman on their board. Results support claims that women are found on the boards of companies that are perceived to be performing poorly and that their presence on boards can lead to the devaluation of companies by investors. Yet the findings also indicate that perceptions and investment are not aligned with the underlying realities of company performance.  相似文献

While adopting a knowledge‐based perspective on organizations has been valuable, since, among other things, it enables us to see links between organizational learning and a firm's competitive advantage through the development of idiosyncratic capabilities, it has nonetheless tended to treat organizational knowledge as ‘given’, exploring how it is related to other ‘given’ variables. The focus of this special issue is to unpack the notion of organizational knowledge by exploring the processes and practices through which knowledge is constructed and created in organizations. A constructivist perspective assumes that ‘knowledge’ presupposes work and seeks to explore how what comes to be considered as organizational knowledge is established and validated (or fails to do so). By seeing organizational knowledge as work we can further probe into how knowledge is shaped by organizational strategies and incentives and, more radically, how power and politics influence the struggle between competing bodies of knowledge in organizations.  相似文献

Organizational learning (OL) has been represented either as the systematic governance of collective expertise or as a relatively anarchic process of implicit transaction within and across fluid, dispersed communities of practice. Qualitative case‐study research open to both perspectives was conducted in a not‐for‐profit service organization, a franchisee company and a vertically integrated company, all based in Hong Kong. Two forms of OL as systematic governance were found: ‘programmed’ OL (POL) and ‘autonomous‐formal’ OL (AFOL), respectively. The relative emphasis on POL and AFOL appeared to vary from organization to organization, and to be influenced by management philosophy and by institutional frameworks such as professionalization and franchisee status. A ‘spontaneous’ and dispersed form of implicitly transacted OL (SOL) was also found. SOL appeared to reflect natural exuberance but was attenuated when colleagues regarded knowledge as a commodity. There appeared to be synergy between AFOL and SOL.  相似文献

Research into workplace bullying has continued to grow and mature since emerging from Scandinavian investigations into school bullying in the late 1970s. Research communities now exist well beyond Scandinavia, including Europe, the UK, Australia, Asia and the USA. While the terms ‘harassment’ and ‘mobbing’ are often used to describe bullying behaviour, ‘workplace bullying’ tends to be the most consistently used term throughout the research community. In the past two decades especially, researchers have made considerable advances in developing conceptual clarity, frameworks and theoretical explanations that help explain and address this very complex, but often oversimplified and misunderstood, phenomenon. Indeed, as a phenomenon, workplace bullying is now better understood with reasonably consistent research findings in relation to its prevalence; its negative effects on targets, bystanders and organizational effectiveness; and some of its likely antecedents. However, as highlighted in this review, many challenges remain, particularly in relation to its theoretical foundations and efficacy of prevention and management strategies. Drawing on Affective Events Theory, this review advances understanding through the development of a new conceptual model and analysis of its interrelated components, which explain the dynamic and complex nature of workplace bullying and emphasize current and future debates. Gaps in the literature and future research directions are discussed, including the vexing problem of developing an agreed definition of workplace bullying among the research community, the emergence of cyberbullying, the importance of bystanders in addressing the phenomenon and the use of both formal and informal approaches to prevention and intervention.  相似文献

Drawing from the theory of planned behaviour, we use 18 focus groups with 113 unemployed women and 150 mail questionnaires to explore whether and how unemployed Cypriot women's subjective norms, attitudes, perceived behavioural control and job versus career aspirations influence their intentions to adopt employee‐ and employer‐driven flexible work arrangements. To analyse the information gathered, we used a combination of content analysis, an external panel of practitioners and academics, principal components analysis, and regressions. Results show that women's positive attitudes towards child‐caring and self‐enhancement and their subjective norms of organizational inflexibility were positively related mainly with intentions to adopt employee‐driven flexible work arrangements. Further, women who found childcare support and employer requirements limiting were more interested in telework; the latter were also more interested in temporary work. Finally, women's career aspirations were related with weekend work and telework, whilst their job aspirations were associated with temporary work. Results raise issues for employers and policy‐makers in Cyprus, and possibly other southern European countries facing similar challenges, in supporting women to become fully integrated in the labour market.  相似文献

Ford, Harding and Learmonth in their paper in the March 2010 special issue of the British Journal of Management ask ‘who is it that would make business schools more critical?’ Commenting on their paper, I argue that although they raise a very important question they do not deliver rigorous answers because their critical reflexive gaze fails to fall upon the mechanisms of hierarchy and exclusion that operate within the critical management studies (CMS) community. First the reflexivity debate in CMS and Ford, Harding and Learmonth's contribution to this debate is explored. Next institutionalized orthodoxies in CMS, such as the tendency to close ranks for those with different perspectives and the lack of demographic diversity, are problematized, and Ford, Harding and Learmonth's contribution is situated across these orthodoxies. Finally, the commentary offers some alternatives and solutions for CMS to take the step further from verbalism to critical praxis. It is suggested that the solution lies in exercising critical self‐reflection which acknowledges the embeddedness of CMS in structures and relations of power and hegemony and recognizes the role of CMS scholars in sustaining and reproducing these structures in their own institutions and communities.  相似文献

Unlike advertising in traditional media, a mobile platform's in‐app advertising market exhibits two unique features—split structure of the mobile platform with a platform owner and an app developer jointly provisioning in‐app advertising, and agency pricing for app sales. We develop a two‐sided market model to analyze the role of these two unique features in determining the platform owner's optimal advertising revenue‐sharing contract. Our results reveal an interesting N‐shaped dynamic regarding the platform owner's optimal choice of her ad revenue share with respect to the overall advertisers’ valuation of in‐app ads. We identify a between‐agent subsidization strategy for the platform owner, where she finds it optimal to subsidize the developer via the advertising channel, leading to greater profits for both of them. We find that the advertising revenue‐sharing contract under agency pricing for app sales leads to a higher app price than would be offered by the integrated platform found in traditional advertising. However, the ad price is coordinated under the platform owner's optimal choice of ad revenue share when she obtains revenue from both the advertising and app sales channels, leading to an alignment of her interest with the app developer's on ad level.  相似文献

Small and medium-sized enterprises (SMEs) are seen as vital to economic development. However, managers in these organizations generally have fewer opportunities for training and development than their counterparts in larger organizations. In this paper, the authors argue the need for development opportunities based around ‘virtual’ learning and develop a conceptual framework. The increasing penetration of broadband technologies offers the opportunity to create learning communities to engage SME managers with peers facing similar challenges. For a meaningful experience to be achieved in a virtual community, the role of the facilitator is established as important; however, an area largely overlooked in prior research into networked learning is that of the role of trust and how facilitators can generate it. In order to develop the framework for this paper, the authors review prior research into trust, learning, facilitation and virtual learning communities – the main aim being the identification of those aspects of the facilitator intervention that are most likely to engender trust and participation.
