以自我决定理论为基础,研究了中国背景下变革型领导对员工建言的影响及其作用机制和边界条件。通过对苏南和部分上海企业的329名员工及其直接上级的配对成组取样,采用分层回归等数据处理方法。研究结果显示,变革型领导显著正向影响员工建言,且该关系部分地通过内部动机为中介发生;此外,变革型领导与内部动机之间的关系受到权力距离倾向的负向调节,内部动机与员工建言的关系受到自主导向的正向调节。文章还对研究结果的意义和未来的研究方向进行了讨论。  相似文献

 亲社会性沉默可能是唯一能产生积极影响的沉默行为,当前对亲社会性沉默的前因研究尚显不足。激烈的竞争环境要求领导者具备双元能力,关于双元领导效应的研究主要集中在创新领域,而领导者结构化了员工的工作环境,将会影响员工的认知和行为,并且沉默行为主要由领导者造成。因此,探讨双元领导对亲社会性沉默的影响具有重要的理论和实践意义。        整合不确定管理理论和权力社会距离理论,以210名企业员工为样本,运用Spss 22和Mplus 7进行层次回归分析和验证性因子分析,探讨权力视角下双元领导对员工亲社会性沉默的影响,检验个人权力感知的中介作用以及中庸思维和权力距离导向的调节作用,揭示双元领导影响员工亲社会性沉默的内在机制。        研究结果表明,①双元领导正向影响员工亲社会性沉默,个人权力感知负向影响员工亲社会性沉默;②个人权力感知在双元领导与亲社会性沉默间起完全中介作用;③中庸思维负向调节双元领导与个人权力感知的关系;④权力距离导向正向调节个人权力感知与亲社会性沉默的关系。        实证检验双元领导对亲社会性沉默的影响,拓展了沉默行为相关研究;选取权力视角的双元领导为切入点,丰富了双元领导影响的研究;探讨亲社会性沉默的中介机制,从权力距离导向视角验证了个人权力感知对沉默行为的影响;通过引入中庸思维和权力距离导向作为调节变量,有效回应了管理学本土化研究倡议。研究结论对组织管理实践具有一定的指导意义。  相似文献

有关领导与创造力关系的研究更多关注领导效能的作用,很少探讨真我型领导通过何种机制对创造力产生影响.从自我决定理论视角构建真我型领导影响员工创造力的内在作用机制模型,并以两家民营企业集团中的532名员工及其89名主管为对象,借助中介性调节作用模型及相关技术,验证工作激情和权力距离在真我型领导与员工创造力关系中的中介和调节作用.研究结果表明:1)真我型领导对工作激情和员工创造力均有显著的正向影响;2)工作激情能完全中介真我型领导和员工创造力间关系;3)员工的权力距离感越高,真我型领导对工作激情的正向作用越强,对员工创造力的促进作用也更显著.  相似文献

研究以国内某大型企业集团27个营销团队共201名团队成员为研究对象,采用多水平研究方法,通过构建多层数据模型(HLM),以自我激励和个体-情景互动理论为框架对团队成员个体目标导向、团队氛围和员工建言行为的关系进行了探讨.研究发现目标导向不同的个体,其建言行为也有差异,相对于发展导向,表现导向的个体更多地卷入建言行为.团队心理安全感不仅对员工建言行为有直接显著影响,而且在个体目标导向(表现导向)与建言行为的关系中有正向的跨层调节效应:团队心理安全感越高,表现导向的个体越倾向于建言行为,团队心理安全感越低,表现导向与建言行为的关系越不明显.团队氛围对于其他目标导向与建言行为关系的跨层调节效果不显著.  相似文献

本文基于社会交换理论,采用由202位下属及其领导构成的领导—下属配对数据探讨了道德领导对员工创新绩效的影响及其传导机制。实证检验的结果表明,道德领导对员工创新绩效和社会交换有正向影响作用,社会交换在道德领导与员工创新绩效之间起中介作用。而权力距离取向不仅调节了社会交换与员工创新绩效之间的关系,还进一步调节了社会交换在道德领导与员工创新绩效之间关系中的中介效应,即员工的权力距离取向水平越高,道德领导通过社会交换对员工创新绩效的间接影响作用越强。本文的研究发现有助于深入认识道德领导影响员工创新绩效的潜在中间机制和边界条件,并有效指导企业的创新管理实践。  相似文献

探讨谦卑型领导影响员工建言的内在机制,着重分析领导—成员交换的中介作用和权力距离的调节作用。通过调查获得的265份员工及其直接领导的配对数据,运用结构方程模型与层级回归等方法分析发现:谦卑型领导显著地正向影响员工建言,领导—成员交换在谦卑型领导与员工建言关系中起完全中介作用,权力距离显著地负向调节谦卑型领导与员工建言之间的关系。  相似文献

基于情感事件理论,通过对635名员工的问卷调查,探析了自恋型领导对员工敌意的影响。研究结果表明:自恋型领导正向影响员工敌意;领导合作型冲突管理行为能降低员工敌意,竞争型冲突管理行为会提高员工敌意;领导冲突管理行为(合作型和竞争型)中介了自恋型领导与员工敌意的关系;员工权力距离调节了领导冲突管理行为(合作型和竞争型)与员工敌意的关系。即权力距离越高,合作型冲突管理行为对员工敌意的负向影响越强,竞争型冲突管理行为对员工权力距离的正向影响越弱。  相似文献

基于中国组织情境中辱虐管理对员工建言行为影响的研究,认为企业上级领导实施辱虐管理,首先会削弱员工的心理安全感,继而影响员工建言行为,心理安全感知是辱虐管理与员工建言之间的关系的中介。此外,研究结论还表明,辱虐管理对心理安全感知的削弱作用会受到员工不确定性规避特质的影响,对于高不确定性规避的员工而言,企业上级领导实施辱虐管理,此类员工感受到的"心理不安全"更强。最后,以来自新疆维吾尔自治区2家石化企业中的258名员工和102名上级领导的配对数据验证了以上理论假设。  相似文献

企业中多代群共处已成常态,不同代际之间因为价值观与行为方式的差异产生冲突最终导致效率下降的事件屡见不鲜。不同代际员工工作价值观差异引发的权力距离感知差异会导致一系列的工作行为和态度差异,进而影响员工工作绩效。本研究借鉴调节匹配理论,以三亚河西供电所为背景进行单案例研究,探索不同代际特征下领导-员工权力距离感知匹配性对员工绩效影响的理论框架,并尝试解释绩效差异出现的原因。研究结果表明,领导-员工权力距离感知匹配性对不同代际员工工作绩效的影响不同;相对老一代员工,领导-员工权力距离感知匹配性对新一代员工工作绩效的影响较弱。  相似文献

组织投资于员工培训一定会提升员工的组织承诺度吗?已有文献认为培训显著影响员工组织承诺,然而关于培训通过怎样的具体机制影响员工的组织承诺却并未得到系统的阐释.本文从员工感知角度评价组织的培训政策,以405名员工为样本,探讨了中国情境下培训与组织承诺之间的关系,并引入可雇佣性、期望符合度分别作为中介变量、调节变量,构建有调节的中介模型,深化培训对组织承诺影响的研究.分析结果表明,培训对可雇佣性和组织承诺都有显著的正向影响;可雇佣性在培训与组织承诺之间起中介作用;期望符合度调节可雇佣性与组织承诺之间的关系,即培训对组织承诺的影响是有调节的中介效应.这一结论对于提高员工培训的有效性、雇佣双方树立相互投资的理念、促进可雇佣性的培养和实现机制具有重要的现实意义.  相似文献

To enhance the understanding of leadership influences on employee voice behavior, this study focused on traditional Chinese leadership (i.e., authoritarian leadership). We proposed that supervisor authoritarian leadership negatively affects employee voice behavior and manager authoritarian leadership has a cascading effect on such behavior through supervisor authoritarian leadership. Furthermore, these effects were either amplified or attenuated under different conditions (i.e., leader identification and power distance orientation). A cross-level investigation of voice behavior within 52 groups of employees from multiple Chinese companies in Beijing was conducted. The results showed that supervisor authoritarian leadership negatively affected employee voice behavior and mediated the negative relationship between manager authoritarian leadership and employee voice behavior. Leader identification moderated the indirect negative effect of manager authoritarian leadership on employee voice behavior via supervisor authoritarian leadership, while power distance orientation moderated the direct negative effect of supervisor authoritarian leadership on employee voice behavior.  相似文献

In this paper we explore the context of the relationship between leader-member exchange and organizational citizenship behaviors (OCB). We maintain that workgroup leader's power distance and the extent of task interdependence in the group exert cross-level effects on the LMX-OCB relationship. We assert that leader power distance attenuates the relationship between LMX and OCB, and this effect is stronger in workgroups with high degree of task interdependence. Results of hierarchical linear modeling analysis of data gathered from 245 employees nested in 54 workgroups supported our hypotheses. LMX-OCB relationship was weaker in workgroups led by high power distance leaders. Further, the three-way cross-level interaction between LMX, leader power distance and group task interdependence demonstrated that the tendency for LMX to have a stronger positive effect on OCB when leader power distance was low rather than high was more pronounced in high task interdependence teams.  相似文献

Drawing from social exchange and self-concept-based leadership theories, we investigate how paternalistic leadership — authoritarian, benevolent, and moral — affects employee voice from leader–member exchange (LMX) and status-judgment perspectives in the Chinese context. Data from 402 employees and their supervisors show that LMX and status-judgment mechanisms could work simultaneously in transmitting the influences of paternalistic leadership behaviors to employee voice. Authoritarian paternalistic leaders reduce employee voice by reducing their status judgment. Benevolent paternalistic leaders encourage employee voice by enhancing both LMX and status judgment. Moral paternalistic leaders positively influence employee voice mainly through LMX processes. We discuss theoretical and practical implications of the findings.  相似文献

ABSTRACT

We examined how a key relationship at work, an employee’s relationship with their leader, affects employee daily well-being. In a study of 129 employees across a variety of industries, we examined how follower perceptions of their daily leader–member exchange (LMX) quality across a workweek influenced their well-being (n?=?468 observations). Results provided general support for our hypotheses. Specifically, we found that on days when employees perceived a higher quality LMX relationship with their leader, they were more likely to report a sense of belongingness, which was then positively associated with daily reports of vigor and negatively associated with emotional exhaustion. Lagged analyses showed that perceptions of LMX quality were also negatively associated with reports of emotional exhaustion the following workday suggesting that these effects may persist over time. Finally, we found that day-to-day variation in reports of LMX quality attenuated the beneficial effects of LMX on relatedness and vigor supporting our hypothesis that uncertainty related to resource availability may contribute to a threat mindset focused on resource conservation rather than engagement. Implications and future research on leadership and employee well-being are discussed.  相似文献

新生代员工正逐渐成为企业的主力军,其创新意识和行为直接影响着企业发展的前景与未来。本文基于中国文化和组织情境,从员工个体创新动机视角将新生代员工创新行为归为主动和被动,以306名新生代员工为研究对象,验证了分布式领导对新生代员工不同性质创新行为的作用机制。研究结果表明:分布式领导与新生代员工主动性创新行为呈正相关关系,与其被动性创新行为呈负相关关系;组织支持感在分布式领导与新生代员工主动性-被动性创新行为之间具有中介作用;上下级关系和价值观匹配正向调节分布式领导与新生代员工组织支持感之间的关系,并进一步检验了有调节的中介效应。此外,上下级关系和价值观匹配的交互项调节了分布式领导与新生代员工组织支持感之间的关系。本文研究为企业如何指导新生代员工进行有效的创新实践提供了经验证据。  相似文献

主要研究变革型领导行为对员工建言行为的影响及其中介作用机制。在中介作用机制的探讨上,主要从心理认知和社会交换的理论视角出发,侧重于分析心理安全知觉和领导部属交换的中介作用。研究采用问卷调查研究的方法,研究对象是广州5家高科技电子制造企业中的213名员工及其对应的213名领导。通过数据分析发现:变革型领导行为对员工建言行为有显著的正向影响,领导部属交换与心理安全知觉在其中起着完全中介的作用。  相似文献

在现代组织行为研究领域推动员工创造、创新的组织行为研究是一个热点问题。本文通过对我国跨地区企业研发员工的问卷调查研究对领导创新期望、员工内部工作动机及其创新行为间的关系进行了实证探讨。研究发现,在我国背景下,直属领导对下属员工的创新期望、员工之间横向交换对研发员工创新的行为都具有正向预测作用,其中员工内在工作动机在领导创新期望、员工横向交换对员工创新行为的作用路径关系中起到中介效应。本研究的调查结论不仅有助于加深我们对组织内员工创新行为推动和作用机制的深入了解,同时也会对我国企业,特别是高新技术企业推动员工创新的管理实践提供借鉴。  相似文献

Despite its effectiveness in socialization and development, new employee orientation (NEO) as a stand-alone training intervention has rarely been a topic of interest in the academic world. The purpose of this study was to examine the NEO programmes for university graduates in Korean corporations. Through an extensive review of NEO-related materials in 10 large Korean corporations, the designs and contents of Korean NEOs were analysed. As a result, all investigated corporations were found to use most of the institutionalized socialization tactics: formal, collective, fixed, sequential, and serial. The contents of the NEOs mainly focused on the synergism and integration roles. The embedded national culture and organizational contexts in Korean corporations were explored to explain the practices of the NEOs. Implications for HRD practice and research were suggested.  相似文献

Today's volatile environment and pressure for continuous improvement require leaders to play a central role in fostering and nurturing employee proactivity. Effective leaders use their communication skills as a key tool to motivate employees to achieve organizational goals. In this study, we tested a model in which leader motivating language (manifested as direction-giving, empathetic, and meaning-making language) fosters the development of employee proactive behavior by shaping a psychological context of meaningfulness and cultivating a motivational state of employee vitality. The findings indicate that the leader motivating language is related directly and indirectly, through psychological meaningfulness, to employee vitality. We also found that psychological meaningfulness and employee vitality are mediating mechanisms through which leader motivating language can result in enhanced employee proactivity. This study advances theory and research on employee proactivity as a contingency of leadership motivating language by integrating three emerging streams of research—relational leadership, relational communication, and proactivity. Theoretical and practical implications are discussed.  相似文献

The aim of this study was to examine the mediating role of perceived organizational support (POS) and affective organizational commitment (AOC) in the relationship between initiating structure (ISL) and employee behaviors. In addition, we also analyzed the moderator role of leader–member exchange in this relationship along three dimensions (affect, loyalty and professional respect). We conducted a survey-based study of 484 employees of a retail business and the results of the multiple regression analyses indicate that POS and AOC act as mediators in the relationship between ISL and two employee behaviors (extra-role organizational citizenship behaviors and turnover). Further, our results support the moderator effect of professional respect in the positive relationship between ISL and POS. This study makes an interesting contribution to the literature on ISL and its effects by construing POS as a consequence of this leadership style, and by adding professional respect among the possible moderators. Research avenues, limitations, and the practical implications of our findings are discussed.  相似文献
