Transformational leaders employ a visionary and creative style of leadership that inspires employees to broaden their interest in their work and to be innovative and creative. There is some evidence that transformational leadership style is linked to employee psychological well-being. However, it is not clear whether this is due to (1) a direct relationship between leadership behaviour and affective well-being outcomes, or (2) a relationship between leadership behaviour and well-being that is mediated by followers' perceived work characteristics. (Such characteristics include role clarity, meaningfulness, and opportunities for development.) This study aims to extend previous work by examining the validity of these two mechanisms in a longitudinal questionnaire study. The study was carried out within the elderly care sector in a Danish local governmental department. A theory-driven model of the relationships between leadership, work characteristics, and psychological well-being was tested using Structural Equation Modelling. The results indicated that followers' perceptions of their work characteristics did mediate the relationship between transformational leadership style and psychological well-being. However, there was only limited evidence of the existence of a direct path between leadership behaviour and employee well-being. These findings have implications for design, implementation, and management of efforts to improve employee well-being.  相似文献

This study investigated factors that influence the relationship between experiencing customer incivility and the psychological well-being of employees in the service industry (N?=?215). Using the cognitive appraisal theory of stress, we identified and tested three factors that may buffer employees from the negative effects of customer incivility: finding meaning in work, perspective taking, and transformational leadership of supervisors. Transformational leadership was found to moderate the relationship between customer incivility and employee well-being. Meaning and perspective taking did not moderate the relationship between customer incivility and employee well-being, but did have a positive association with employee well-being. These findings contribute to the literature on customer incivility and suggest that organization-based resources that influence both primary and secondary appraisal, such as transformational leadership, are useful in buffering the harmful employee outcomes related to customer incivility.  相似文献

The challenges associated with facilitating an organizational environment that promotes work engagement and is supportive of employee psychological well-being are well documented. This study focused on the longitudinal relationships between work engagement and three supportive job resources: supervisor support, colleague support and individual perceptions of the wider resource of work culture support. The sample comprised 1196 employees of an Australian state police service, both police officers and civilian staff, who completed self-report surveys across three waves of data collection. Work culture support predicted higher supervisor support, colleague support and work engagement over time lags of 12 and 18 months. Furthermore, work engagement was a significant predictor of work culture support over the two time lags. Significant indirect relationships were also observed. With the large volume of work-related factors potentially influencing work engagement, the results of this research assist in clarifying the specific supportive job resources that impact upon work engagement over time. The paper discusses practical implications for the promotion of support and work engagement within high-stress occupations.  相似文献

Abstract

Transformational leaders employ a visionary and creative style of leadership that inspires employees to make independent decisions and develop in their work. There is some evidence that the transformational (inspirational) leadership style is linked to employee burnout and stress. However, little research has focused on the psychological mechanisms that could explain this link, nor has there been a focus on positive affective well-being. We propose that transformational leaders influence their followers' self-efficacy, thereby affecting affective well-being in followers. This study extends previous work by examining the direct link between leadership and well-being both cross-sectionally (N=447) and longitudinally (N=188), and testing the mediating effects of self-efficacy. The study was carried out within parts of an elderly care department in a Danish local government. A theory-driven model of the relationships between leadership, self-efficacy and affective well-being was tested using Structural Equation Modelling. The results indicated that followers' self-ratings of self-efficacy mediated the relationship between transformational leadership style and positive affective well-being. Only limited evidence for a direct path between leadership behaviour and positive affective well-being was found. These findings have implications for how organizations may promote employee well-being, through interventions directed at supporting transformational leadership behaviours.  相似文献

This article reports a systematic review of findings on the long-term development of employee well-being, taking into account the effects of time lag, age, and job change. High-quality quantitative empirical studies focusing on employee affective well-being based on the circumplex model and utilizing measurements at more than two points in time were searched from eight databases. The systematic analysis of the 40 studies revealed that the level of employee well-being was generally high but not fixed – instead changes in mean levels over time were typical. In addition, the stability of well-being was found to be relatively low, as the explained variances were below 50%. Age and change of job were the major factors influencing stability: younger employees and job changers tended to display larger across time changes in well-being than older employees and job stayers, both at the mean level and in terms of their position relative to others. The findings of this review suggest that the indicators of employee affective well-being studied here (i.e. burnout, engagement, and job satisfaction) can meaningfully be applied in future research in measuring changes in employees’ well-being. In conclusion, based on the designs, methodologies, and main findings of the reviewed studies, seven avenues for future longitudinal research on employee well-being are proposed.  相似文献

We advance understanding of the role that leaders play in promoting psychological empowerment and positive work outcomes (job satisfaction, organizational commitment and job performance) for employees who engage in a high degree of electronic communication in their job. By integrating leader–member exchange (LMX) theory and theories of electronic communication, we build and test a mediated moderation model in which employees’ degree of electronic communication in their job amplifies the positive relationship that LMX has to psychological empowerment and subsequent employee work outcomes. Based on a sample of 353 early-career professionals employed in a range of different types of organizations, we found general support for the hypothesized model. We discuss the study’s theoretical and practical implications for leading employees in electronically-enabled work environments.  相似文献

This study focused on mediating and moderating processes underlying the relationship between work hours and well-being. Questionnaire data from 292 female employees in two UK public sector organizations were analysed. Drawing on effort-recovery theory and published empirical findings, it was hypothesized that work-family interference (WIF) would mediate the relationship between work hours and measures of well-being (psychological distress and family satisfaction), and that work-time control would moderate the association between work hours and WIF. Hierarchical regression analyses showed that, after controlling for demographic variables, neuroticism, and job demands, WIF mediated the effect of work hours on family satisfaction, although no evidence of mediation was found for the psychological distress outcome measure. Work-time control moderated the relationship between work hours and WIF; higher control buffered the effect of longer hours on WIF. These findings add to the literature on the role of WIF in the effort-recovery process by showing that longer work hours are not necessarily associated with higher work-family interference, and hence with poor recovery and impaired well-being. Instead, having a degree of control over work hours moderates the first link in this process. Thus, the provision by employers of some flexibility and control over work hours may help to reduce the potential negative impact of long work hours on employees.  相似文献

In the workplace, discretionary pro-environmental actions made by employees are referred to as voluntary employee green behaviour (VEGB). This is increasingly recognised as a contribution to both the environmental and the financial sustainability of the organisation. However, the implications of VEGB beyond its original environmental domain largely remain underspecified, thus constraining the theoretical development of the field and advocacy for organisations in practice. This study thus investigates how VEGB associates with the employee outcome of affective commitment, which especially impacts the psychological relationships that employees develop with their organisations. Drawing on two studies, we found that VEGB was positively associated with affective commitment, as enabled by three mediating mechanisms that enhanced the sense of warm glow and moral credit for employees while protecting them against emotional exhaustion. Moreover, we found that perceived organisational support for the environment served as a boundary condition for VEGB and its mediation by moral credit and emotional exhaustion. Implications for theory and practice are discussed in the paper.  相似文献

This study aimed to advance insight into inter- and intrapersonal processes that may affect the associations between work-related boredom and employee well-being. We employed a daily perspective to examine (1) the relations between work-related boredom and depressed mood at the end of the workday and at the end of the evening after work; (2) whether these relations were stronger for employees with high work centrality (the importance of work to the individual); and (3) whether the indirect association between work-related boredom and depressed mood in the evening (via depressed mood at the end of the workday) was smaller on days during which employees’ basic psychological needs were satisfied after work. Data were collected by means of a 5-day diary study among 106 employees in various occupations in The Netherlands. The results showed that work-related boredom was positively related to both depressed mood at the end of the workday and depressed mood in the evening, but only for employees with high work centrality. Furthermore, daily need satisfaction after work mitigated the indirect relation between work-related boredom and depressed mood in the evening. Based on these findings it can be concluded that work centrality and need satisfaction should be taken into account in order to understand the association between work-related boredom and employee well-being.  相似文献

The model of sickness presence (SP) proposed by Aronsson and Gustafsson consists of two parts. The first postulates SP as an employee's reaction to his/her general state of health, and as depending on employee correlates relating to the individual and the job. The second proposes longitudinal relationships between SP and future health. The present study is the first to test the first part of the model outside Scandinavia. Positive sickness presence factors studied were work involvement and job satisfaction; negative presence factors were financial household contribution, time pressure at work, and perceived job insecurity. Control variables were general health, age, gender and autonomy. Data (N=2348) were gathered from a total of 110 organizations in four European countries (Belgium, Spain, Sweden and the UK) with differing welfare state regime, degree of employment protection, labour market and sickness absence-related indicators. The data were analysed by hierarchical multiple regression per country. The findings partially confirmed the Aronsson and Gustafsson model. In all countries, employee general health status was a prerequisite of SP, and time pressure at work related to SP. In Sweden and the UK, job satisfaction related to SP. Organisations are becoming increasingly aware of the importance of employees in gaining and maintaining competitive advantage. The happy worker–productive worker thesis suggests that workers who experience high levels of well-being also perform well and vice versa; however, organisations need to know how to ensure such happy and productive workers. The present review and meta-analysis identifies workplace resources at the individual, the group, the leader, and the organisational levels that are related to both employee well-being and organisational performance. We examine which types of resources are most important in predicting both employee well-being and performance. We identified 84 quantitative studies published in print and online from 2003 to November 2015. Resources at either of the four levels were related to both employee well-being and performance. We found no significant differences in employee well-being and organisational performance between the four levels of workplace resources, suggesting that interventions may focus on any of these levels. Cross-sectional studies showed stronger relationships with well-being and performance than longitudinal studies. Studies using objective performance ratings provided weaker relationships between resources and performance than self-rated and leader/third-party-rated studies.  相似文献

The aim of this study is to examine the concept of health-specific leadership, differentiate it from sound general leadership and identify whether it has an impact on employee strain, alongside general sound leadership practices. Health-specific leadership is conceptualized as the leader's explicit consideration of and engagement in employee health. The study is based on research in the field of leadership impact on employee strain, health and well-being, extended by recent findings of the importance of domain-specific leadership constructs. As indicated by previous relevant studies, we include psychological climate for health, role ambiguity and job satisfaction as mediating variables. Using structural equation modelling, a sample of 1027 employees of the German tax administration was examined. The results show differential effects for health-specific and general sound leadership. While neither of these two aspects of leadership exhibited a direct association with employee strain, general sound leadership practices were significantly related to lower employee strain through lower levels of role ambiguity, better psychological climate for health and higher job satisfaction. Health-specific leadership was associated with higher levels of psychological climate for health, but also higher role ambiguity.  相似文献

The powerful positive results of implementing teamwork are not always achieved. It has been suggested that attempts to implement theories regarding teamwork do not always lead to those theories being put into practice, and as a result positive outcomes are not always found. The participation of employees in the development and implementation of an intervention may help to ensure that changes take place. In this longitudinal study (N = 583) of teamwork implementation in Denmark we examined the links between pre-intervention working conditions and well-being, levels of participation in planning and implementation, employees' reports of changes in procedures, and intervention outcomes. Pre-intervention levels of autonomy and job satisfaction predicted the degree of employee participation in the planning and implementation of the intervention. Pre-intervention well-being and social support were linked directly to the degree to which employees reported changes in existing work practices concerning teamwork. In addition, participation and changes in work procedures were significantly associated with post-intervention autonomy, social support and well-being. The results indicate that employee participation in intervention processes is crucial in what appears to be an important association with perceived changes in procedures and, therefore, in intervention outcomes.  相似文献

Adopting a multilevel approach, this study extends the current understanding of workplace incivility by examining the cross-level associations between team climate for incivility, team size and team norms with regard to competitiveness on employees’ well-being associated with incivility at work. Using a sample of 637 employees nested in 50 work teams, the results revealed a direct negative effect of uncivil team climates on employee job-related affective well-being, over and above employees’ personal experience of uncivil behaviour. As hypothesized, competitive norms significantly moderated the negative effect of experienced incivility on affective well-being, suggesting that competitive team environments may buffer the negative consequences of workplace incivility through a team sensemaking process. Utilizing Social Comparison Theory (comparing how they are treated) and climate strength literature, this study also found team size to be a significant moderator of the incivility–well-being relationship, with members of smaller work teams experiencing more detrimental effects of uncivil acts. Together, these findings suggest that the magnitude of the negative effect of uncivil behaviour is dependent on the composition and incivility climate of work teams. The results of this study have important implications for designing individual- and team-level interventions aimed at addressing uncivil behaviour and climates in the workplace.  相似文献

ABSTRACT

Work interruptions are contemporary job stressors that occur frequently in the workplace. Theories on work interruptions and the stressor–strain relationship over time suggest that work interruptions should have a lagged negative effect on well-being. However, we argue that continued changes in work interruptions may also be important for employees’ well-being. We investigated the mid- and long-term effects of work interruptions on employee job satisfaction and psychosomatic complaints across two studies (Study 1: N?=?415, four waves over five years; Study 2: N?=?663, five waves over eight months). Using latent growth modelling, we predicted job satisfaction and psychosomatic complaints with respect to the level of, and changes in, interruptions. Controlling for initial well-being, we found that the mean levels (intercepts) of work interruptions had negative effects on later well-being in Study 1, but not in Study 2. However, increases in interruptions over time (slopes) predicted later well-being consistently. An analysis on reversed effects revealed that only the initial level of psychosomatic complaints positively predicted work interruptions. The studies underscore not only the importance of interruptions for well-being over time in general, but also the particular importance of exposure to increases in interruptions.  相似文献

Abstract

This study aims to test a new process underlying the negative relationship between job insecurity and work-related well-being. Specifically, based on Self-Determination Theory, frustration of the psychological needs for autonomy, belongingness and competence was expected to explain the associations between job insecurity and emotional exhaustion and vigour (i.e. the core energy-related components of burnout and work engagement, respectively). Structural equation modelling using data from a heterogeneous sample of 3185 Flemish employees confirmed that frustration of the three needs mediated the association between job insecurity and both outcomes. These results suggest that job insecurity is related to impaired work-related well-being, because it frustrates employees’ psychological needs. This study contributes to a rather small, but growing body of research on the theoretical explanations of the negative consequences of job insecurity for employees’ work-related well-being.  相似文献

Despite the increase in the cases of reducing payroll costs (i.e., the costs of wages and salaries), studies that directly compare the effects of related methods (cutting pay vs. downsizing) on work attitudes are extremely limited. Moreover, there has been no effort to answer the question of “who” is more or less affected by one method over the other. This study directly compares the effects of cutting pay vs. downsizing on work attitudes (i.e., affective commitment and job satisfaction) of remaining employees (i.e., employees whose pay is cut vs. survivors of downsizing). The study also examines the moderating effect of the work sector (private vs. public sectors) in this comparison. To do this, 4,359 Irish workers who participated in the 2009 National Workplace Survey (NWS) were analyzed. The analysis reveals no overall difference in the effects of the two methods in maintaining the work attitudes of remaining employees. However, this comparison is moderated by sector. In the private sector, downsizing better maintained the work attitudes of remaining employees than cutting pay. In the public sector, in contrast, there was no significant difference in these effects between the two methods. The results challenge the earlier belief that pay cuts cannot be a feasible alternative to downsizing due to their detrimental effect on employee motivation. The study outcomes indicate that this concern is applicable only in the private sector. Thus, the findings suggest that organizations in the public sector can utilize the pay cut option (rather than downsizing) to gain social approval, which can also be an essential resource that allows firms to better compete in the market.  相似文献

This controlled longitudinal study was conducted to investigate the effects of organizational change on employees’ self-reported health, work satisfaction, work-related exhaustion, stress, and sick leave. The population consisted of 226 employees at T1 and 198 at T2, divided into a study group affected by organizational changes, and a reference group not affected by them. Group differences for the outcome measures self-rated health (SRH), work satisfaction, work-related exhaustion, and hormones associated with stress were analysed using a two-factor ANOVA design for repeated measurements. Our findings showed no significant differences, either across time or between groups for SRH, work satisfaction, and work-related exhaustion. However, we did find significant change across time and between groups for the recovery hormone DHEA-S. Days of sick leave increased by 7% for employees in the study group and by 2% in the reference group. Serum cortisol showed significantly decreased levels across time but not between groups. The decreased recovery potential in the study group might have long-term health implications. The study points to the importance of looking at the impact of organizational change on employee well-being from a number of perspectives, such as self-reported health parameters, registered sick-leave data, and biological stress markers.  相似文献

Although employee motivation and psychological health at work have been found to be related, it remains unclear whether motivation precedes psychological health or vice versa, and to which extent different manifestations of mental health relate to different forms of motivation at work. Using the self-determination theory and the bidimensional theory of psychological health, this complete panel design study tested the directionality of the relationship between motivation at work and psychological health at work, with a dedicated focus on the specific predictive patterns observed between 4 types of motivation at work and positive and negative indicators of psychological health at work. Eight hundred and five Canadian workers completed questionnaires at 2 times, separated by a 6-month interval. Structural equation modelling analyses indicated that only identified regulation and psychological well-being at work have a fully reciprocal relationship. Only psychological well-being at work was positively associated with the 3 most self-determined types of motivation at work 6 months later, and only identified regulation predicted psychological health at work after 6 months. External regulation was unrelated to all indicators of psychological health at work over time. By integrating 2 theoretical frameworks, this study clarified the relationships between psychological health at work and motivation at work over time.  相似文献
