Zusammenfassung:  Oft werden zus?tzliche Ressourcen in Mitarbeiter investiert, obwohl sie die in sie von ihren Vorgesetzten formulierten Erwartungen nicht erfüllen, und augenscheinlich die Trennung von ihnen die angemessene Entscheidung w?re. Ein solches Verhalten kann als „eskalierendes Commitment“ bezeichnet werden (Staw, 1997). In diesem Beitrag wird untersucht, welche Konsequenzen es hat, dieses „Festhalten“ an wenig geeigneten Mitarbeitern tats?chlich als „eskalierendes Commitment“ zu beschreiben. Hierzu werden zum einen Erkenntnisse aus der bisherigen Forschung zum eskalierenden Commitment herangezogen, zum anderen werden ausgehend von Kernmerkmalen einer Arbeitsbeziehung vier weitere Faktoren diskutiert, die eskalierendes Commitment gegenüber Mitarbeitern verst?rken k?nnen: (1) Sympathie, (2) Prognoseungewissheit bzgl. des vermuteten Potentials des Mitarbeiters, (3) dem Mitarbeiter unterstellte Motivationsprobleme und (4) M?glichkeiten zur Reinterpretation der Anforderungen an den Mitarbeiter. This article investigates the effects of family policies (child care, parental leave, financial transfers) on labour market participation of mothers in 21 European countries. In contrast to previous studies, the correlation of child care provision with national culture and the cultural influence on maternal employment decisions are also estimated. The microeconomic theory of labour supply provides the theoretical framework of the analysis. With the use of hierarchical logistic regression models the hypotheses are tested on the data of the European Social Survey (2004/2005) and contextual variables of the Organisation for Economic Co-operation and Development. As a central result the level of child care provision for children below the age of three is found to be the single variable with regards to increasing labour market participation, particularly for mothers of young children. This political measure is strongly correlated to national culture.  相似文献

This study examines the consequences of downsizing efforts on organizational commitment, job satisfaction and work motivation of the remaining workforce (?survivors“) in a middle-sized telecommunication company. Employees were surveyed five months prior to the downsizing process (n=150) and eleven months thereafter (n=160). The assessment of organizational commitment was based on a questionnaire that was developed by Allen and Meyer (1990) within the scope of their three-components-model which includes affective, continuous and normative commitment. Although layoffs — as one part of the whole downsizing process — were not implemented in the investigated company, but only in a sister enterprise, which is part of the same holding, the affective commitment of employees towards their corporation dropped. On the other hand, the normative and the balanced commitment remained constant. Moreover, every second survivor showed reduced job satisfaction and work motivation. It should be noted that although the results of reorganisation and restructuring did not directly affect the employees of the investigated company, the emotional linkage between employees and employer was affected in a negative way. Additional findings from qualitative interviews suggest that restructuring was perceived to cause a crack in the prevailing corporate culture and the psychological contract. In addition, a deterioration of work conditions through work overload resulted.  相似文献

The article examines the influence of volunteering on re-employment chances of the unemployed in Germany and Great Britain. On the basis of the German Socio-Economic Panel (GSOEP) and the British Household Panel Study (BHPS), random effect logit models are used to show a positive influence of volunteering on the labour market chances mainly for young unemployed British males. The article develops a theoretical explanation for these findings based on human and social capital theories as well as on the Varieties of Capitalism approach. This enables the relevance of volunteering in the labour market to be evaluated, not only with respect to the volunteer’s sex and age but also with respect to the institutional context factors.  相似文献

Turkish migrants differ in their fertility and marriage behavior from native Germans. These differences, especially those concerning the link between the two events birth of the first child and first marriage, will be examined in this article by using event history analysis with data of the Generations and Gender Survey from 2005 (main survey) and 2006 (additional survey of Turkish nationals). We address the question to what extent the link between first marriage and starting a family differs between these two groups and if the differences are accounted for by religious or educational differences. The key findings are: Germans often marry between getting pregnant and getting their first child. Turks, however, predominantly get pregnant within marriage. Turkish women who get pregnant before marriage have subsequently worse prospects on the marriage market. These differences are not accounted for by religious and educational differences. It can be assumed, however, that differences between Islam and Christianity are relevant.  相似文献

This article presents a new program of collegial supervision called ‘Collegial Introvision-Supervision’ (KIS). This phased program is based upon different concepts of collegial supervision (Pallasch, 1996; Spiess, 1996; Voss, 1996) and in particular on concepts of the TZI group supervision (Meister, 1996). The theoretical development is based on the ‘Integrative Introvision-Councelling’ and the practical foundation builds upon numerous supervision experiences of the author as well as upon tests in two projects of the professional education of teachers and social workers. A substantial aim of this new program is to find a procedure that optimises the perception of the factors taking part in the educational situation in order to make, based on that new perception, a new situational processing possible which allows a more appropriate educational reaction. The core of this change of perception is to reduce biographically caused aspects of a stress-generating estimation of the situation and to establish a calmer educational-acting mode.  相似文献

A German version of the Organizational Citizenship Behavior Questionnaire (GOCBQ) is developed and tested. Study 1 was conducted with 150 students working together in 39 project groups. The results show that the internal consistency and test-retest-reliability of the GOCBQ are good. Moreover, the GOCBQ measures a general altruism orientation which can be interpreted as a stable trait. The GOCBQ does neither correlate substantially with demographical variables nor with extroversion or neuroticism. Instead, substantial correlations are registered with mood and group atmosphere. In study 2 results from study 1 were cross-validated with data from 128 voluntary and professional helpers, in study 3 with data from 43 professionals. Implications for future research and applications in working life are discussed.  相似文献

Discussions concerning low trust scores in politics and politicians (both refer to a lack of political interest and activity), increasingly focus attention on how, in particular, adolescents relate trust to political activity. Younger people are said to show a lack of political interest. Nevertheless empirical studies about the determinants of missing political commitment and about the combination of trust and political action are extremely rare. Therefore, this empirical study focuses on the impact of trust on juveniles‘ political involvement. The question which characteristics trustworthy politicians must have in adolescents‘ eyes, and if relevant interindividual differences do exist, is of special regard.  相似文献

Teacher surveys indicate continued intense discipline problems in elementary school classes. What can you do about it? As the teacher behavior has a strong relationship with active cooperation and misbehavior of students, a skillful group or classroom management of the teacher for an undisturbed instruction is important. However evidence suggests that some in the research literature as particularly relevant documented behaviors hardly appear in teachers’ subjective theories of reducing discipline problems. It is therefore presumed that the level of awareness regarding these insights is low in elementary schools and that it is difficult for teachers to recognize their extraordinary relevance solely by teaching practice. The present study tests this hypothesis on a sample of 101 elementary school teachers. The potentially far-reaching implications of the results are discussed.  相似文献

In this article in the journal Gruppe. Interaktion. Organisation (GIO) we analyze current research on influencing factors and consequences of information overload (IO) in team information exchange mediated by modern information and communication technologies (ICT). We consider, which underlying mediating mechanisms cause information overload in team information search and processing, as well as team decision making and communication information, and discuss possible interventions. We focus both on empirical research and on the differentiation between causes, resources and on team level interventions. Based on existing findings we draw implications for future research and practice. In particular we show, how leaders can avoid IO and can contribute to efficient ICT mediated team communication.  相似文献

In this paper, we focus on the characteristics and requirements of digital leadership and cooperation when teams are working on complex and dynamic project tasks, and cooperation is mediated by modern information and communication technology. Based on current research results we discuss the question, whether the thesis can be supported that leadership of complex digital teamwork can only be successful if leadership functions are delegated to the team and personal leadership is complemented by structural leadership. Despite many ambiguous research results regarding the effects of digital leadership current findings seem to support that more shared leadership in self-managing project teams seems to be helpful for team performance.  相似文献

There has been a growing interest in the past years, in analyzing the impact of leadership behavior on employees?? health and well-being. In the present study, we investigated the relationships between supervisors?? behavior and indicators of employees?? well-being among a sample of 685 female and 637 male employees. Employees assessed the leadership behavior of their direct supervisors using the recently developedGesundheits- und Entwicklungsf?rderliche FührungsverhaltensAnalyse (GEFA) and reported information on their well-being. Supervisors?? behavior was significantly related to all indicators of examined employees?? well-being. The underlying model of health- and development-promoting leadership behavior??with the dimensions: demanding leadership, development-oriented leadership, and support-oriented leadership??could be confirmed. Gender-differentiated analyses regarding the gender of the supervisors and of the employees, revealed differences in leadership behavior which were reflected in employees?? well-being. Based on theoretical constructs and empirical work on quality of instruction, this contribution reports on the evaluation of a upper secondary boarding school for highly motivated and high-achieving students. The evaluation of instructional processes is based on high-inference video ratings of aspects of instructional quality. Additionally, aspects of cognitively activating teaching that are supposed to tap the full capabilities of the students are assessed as a higher standard for upper secondary teaching. Interviews with the teaching staff show a high level of acceptance of this approach to instruction as a means to cater to the needs of the high-achieving. As expected, comparing the teaching assessments with a reference sample of TIMSS and TIMSS-R videos shows a good quality of teaching in the areas of classroom management and individual learning support. For the different aspects of cognitive activation there are some lessons at a high level, while for some aspects the variation within the school is rather large.  相似文献
