This study used multi-source field data collected in five organizations to examine linkages among managers' personal value system (i.e., intensity of openness to change, traditional, collectivistic work, self-transcendent, and self-enhancement values), charismatic leadership of managers, and three outcome measures. Two-hundred and eighteen managers provided self-reports of their personal values and ratings of their followers' extra effort and organizational citizenship behavior (OCB). Nine-hundred and forty-five subordinates rated the focal managers' charismatic leadership. Superiors of the focal managers provided ratings of managerial performance 2 months after collecting the managers' and subordinates' ratings. Results indicated that traditional, collectivistic work, self-transcendent, and self-enhancement values related positively to charismatic leadership, which predicted managerial performance and followers' extra effort and OCB. Managerial performance moderated the relationships between leaders' values, charismatic leadership, and followers' outcomes.  相似文献

This research examines the relationships among leader self-concept based dispositional attributes (i.e., self-consciousness, self-monitoring, and purpose-in-life) with ratings of charismatic leadership. Questionnaires were used to collect data from different sources: 64 managers rated themselves on self-concept based dispositional attributes, while 194 subordinates assessed their manager's leadership style. Results indicated that leader private self-consciousness, self-monitoring, and purpose-in-life were positively related to charismatic leadership. Leader purpose-in-life was negatively related to both private and public self-consciousness. Private self-consciousness was positively related to self-monitoring. Results are discussed in terms of their theoretical and practical implications.  相似文献

One purpose of this study was to extend integrity research in organizations into the ranks of middle management. We therefore examined whether middle-level managers' behavioral manifestations of integrity related to ratings of their performance. Results of hierarchical regression analysis indicated that direct report ratings of a middle-level manager's integrity were positively related to boss ratings of that manager's performance. A second purpose of this study was to understand differences in integrity's relative importance to performance among other character strengths, and as a function of context (e.g., managerial level). We extend research in this area by showing, through relative weight analysis, that integrity was relatively less important to middle-level managers' current performance compared to other character strengths (e.g., social intelligence). In contrast, integrity was relatively more important for the performance of top-level executives — roles middle-level managers may hold in the future. Implications of these results for future research and practice as well as the current study's limitations are discussed.  相似文献

This study empirically examines how different types of leadership behaviour affect perceived job performance of leaders in different cultures, specifically comparing the U.S. and four Confucian Asian countries. Using a large archival database of a multisource feedback instrument assessing leadership behaviours and overall perceived job performance of managers in these countries, this study analyses the influence of leadership behaviours on perceived job performance. The results suggest that charismatic and directive leadership behaviours are positively related to perceived job performance of leaders in all countries studied, whereas the influence of supportive leadership behaviour is not as strong as charismatic and directive leadership behaviours. Surprisingly, participative leadership behaviour is not associated with perceived job performance of leaders in the countries studied except for Japan. Research implications and limitations are discussed.  相似文献

The purpose of this investigation was to study the relationships among American presidential Machiavellianism, charismatic leadership, and rated performance. Using historiometric methodology, raters assessed Machiavellianism in unidentified profiles describing 39 American presidents (Washington to Reagan). Archival sources were used for two close and two distant presidential charismatic leadership measures, two performance assessments, and four control variables. Hierarchical regression analyses confirmed the predictions that presidential Machiavellianism would be positively connected with charismatic leadership and rated performance. The findings are explained in terms of the similar features of Machiavellianism and charismatic leadership including high levels of expressive behavioral activity, self-confidence, emotional regulation, and the desire to influence others. Also, the idea that personalized and socialized charismatic leadership are not mutually exclusive concepts is supported.  相似文献

We examined differences in leadership influence processes, perceptions, and multiple levels-of-analysis effects between close and distant charismatic and contingent reward leadership across three hierarchical levels in 13 Korean companies. Multi-source data revealed that followers' commitment to the leader mediated relationships between leadership and followers' attitudinal, behavioral, and performance outcomes in close situations, but not in distant relationships. Leadership at higher levels of management was positively related to leadership at the next lower level, which in turn related to follower outcomes at the lowest echelon. Multivariate within and between analysis indicated multiple-level effects differing by leader–follower distance and for the variables of interest.  相似文献

We examined the relationship between self-monitoring (SM) and supervisor, assessor, peer, and subordinate ratings for 191 managers who participated in a developmental assessment center. We collected self-ratings from the managers concerning their ability and motivation to engage in self-monitoring. SM ability was positively related to supervisor and assessor ratings of interpersonal effectiveness (e.g., empowerment, managing teams, influencing others) but was unrelated to supervisor and assessor ratings of business competence (e.g., planning, decision making, strategic thinking, business knowledge). In contrast, SM motivation was negatively related to peer ratings of business competence. Still, SM explained relatively little variance in 360-degree ratings. 360-degree ratings do not appear to be contaminated by the target manager's SM; the small but significant relationship between SM ability and ratings appears to be job-related (and therefore desirable).  相似文献

This paper analyses how top managers account for their consumption of popular management concepts. By ‘consumption’ we refer to managers acting as active users of popular management concepts within their organizations. After reviewing the relevant literature, we argue that the logic of appropriateness is a better theoretical perspective to view, understand and analyse managers' accounts of concept consumption than is the logic of consequence. We apply this perspective to extensive interviews we conducted with top managers in Germany. Based on the managers' own accounts of how they understand and apply popular management concepts, we identified four discourse categories: (1) learning from others' experiences, (2) controlling organizational change, (3) gaining external legitimacy and (4) collective sensemaking. We argue that these discourse categories all draw on the social norm of rationality central to managerial identity, while differing in socially defined rules about how rationality is realized in typical management situations. Our findings strongly encourage researchers, when investigating popular management concepts in the future, to take into account the situational nature of rationality that circumstantiates the consumption of concepts.  相似文献

In this paper, we suggest that CEO charisma is related to firm performance via its effect on two important mediators. First, charismatic CEOs are expected to raise the transformational leadership climate within an organization. Second, both CEO charisma and transformational leadership climate are proposed to increase a firm’s organizational identity strength (OIDS), which in turn, relates positively to firm performance. We tested these propositions on a sample of 150 German companies (20,639 employees) with a three-path mediation model at the organizational level of analysis, utilizing four independent data sources. Our study helps open the black box of organizational leadership and organizational performance by demonstrating top-level leadership’s (CEO charisma) cascading effect on the TFL climate throughout the organization and by showing that OIDS mediates both leadership levels’ relationships with firm performance. Further, our study is the first to investigate the relationship between OIDS and performance at the organizational level of analysis.  相似文献

The notion of ‘think manager–think male’ has been demonstrated in many studies. The current study examines whether leaders are perceived as more effective when they have ‘feminine’, ‘masculine’ or ‘androgynous’ characteristics, and how this relates to the leader's and followers' sex. Using carefully matched samples of 930 employees of 76 bank managers, we studied the relationship between managers' gender-role identity (perceived ‘femininity’, ‘masculinity’ and ‘androgyny’) and how this relates to leadership effectiveness in terms of transformational leadership and personal identification with the leader. Our findings show that among both male and female leaders, ‘androgyny’ was more strongly related to transformational leadership and followers' identification than ‘non-androgyny’, and that leaders' ‘femininity’ was more strongly related to leadership effectiveness than ‘masculinity’. Furthermore, the results show that women paid a higher penalty for not being perceived as ‘androgynous’ (mixing ‘femininity’ and ‘masculinity’), in comparison to men with regard to personal identification. When examining same- versus cross-sex relationships, we found that ‘non-androgynous’ male managers were rated higher by their male employees than by their female employees. Our findings suggest that women and men who are interested in being perceived as effective leaders may be well advised to blend ‘feminine’ and ‘masculine’ behaviors, and even more so when they are in situations of non-congruency (i.e., women in leadership roles and leading in cross-sex relationships). We discuss the implications of these findings for both theory and practice.  相似文献

Existing research on charismatic leadership focuses primarily on the traits and behaviors of charismatic leaders and the effects of charismatic leaders on their followers. One issue that has been neglected, and others, is the disposition of the followers who form charismatic relationships with their leaders. To investigate this topic, we conducted a laboratory study in which participants' values and personality dimensions were used to predict participants' preferences for charismatic leadership vs. two other leadership styles: relationship-oriented and task-oriented leadership. The results showed that values and personality were useful in predicting leadership preferences. More research is needed to gain further insights into the active role of followers in the formation of charismatic relationships.  相似文献

In a multilevel model of leadership behavior, we investigated whether and how empowering leadership affects individuals' career perceptions. We developed a conceptual model that links empowering leadership at the individual level and at the group level (mean as well as dispersion) to individuals' career self-efficacy and career satisfaction. To test our model, we used questionnaire data from a multilevel data set of 2493 employees in leadership positions nested in 704 teams from a large German corporation. Hierarchical linear regression analyses showed that empowering leadership at the individual level was positively related to career self-efficacy, which in turn mediated the relationship between empowering leadership and career satisfaction. Empowering leadership at the group level was positively related to career self-efficacy when it was conceptualized as leadership differentiation (i.e., the standard deviation of empowering leadership ratings), but not when it was conceptualized as leadership climate (i.e., mean empowering leadership ratings). Career self-efficacy in turn mediated the relationship between empowering leadership differentiation and career satisfaction. Finally, we found a negative relationship between empowering leadership differentiation and career satisfaction.  相似文献

This study analyses the impact of followers' stress on the relationship between charismatic leadership and organizational citizenship behaviour (OCB). Stressors are distinguished as the objective component of work-stress, and strain as the subjective component of work-stress. It is assumed that stressors will moderate the relationship between charismatic leadership and OCB (Hypothesis 1). In addition, it is hypothesized that followers' strain will mediate the relationship between charismatic leadership and OCB (Hypothesis 2). Results from a study interviewing 142 nurses from three German hospitals confirmed the second hypothesis: followers' strain fully mediated the relationship between charismatic leadership and followers' OCB.  相似文献

This study uses an experiment to examine the separate and combined effects of managers' loss aversion and their causal attributions about their divisions' performance on tendencies to make goal‐incongruent capital budget recommendations. We find that managers' recommendations are biased by their loss aversion. In particular, managers of high‐performing divisions are more likely than managers of low‐performing divisions to propose investments that maximize their division's short‐term profits at the expense of the firm's long‐term value. We also find that managers' recommendations are biased by their causal attributions. In particular, managers are more likely to propose investments that maximize their division's short‐term profits at the expense of the firm's long‐term value when they attribute their division's performance to external causes (e.g., task difficulty or luck) rather than to internal causes (e.g., managerial ability or effort). Further, the effects of causal attributions are greater for managers of high‐performing divisions than for managers of low‐performing divisions. The study's findings are important because loss aversion and causal attributions are often manifested in firms. Thus, they may bias managers' decisions, which in turn may be detrimental to the firms' long‐term value.  相似文献

Line managers may play a central role in the success of occupational health interventions. However, few studies have focussed on the relationship between line managers’ behaviours and the outcomes of occupational health interventions. We examined the influence of both line managers’ attitudes and actions towards an intervention as well as their transformational leadership on the expected outcomes of the intervention (i.e. employee self-rated health and work ability). The intervention consisted of the implementation and use of a web-based system for occupational health management. A sample of 180 employees provided data for the analysis. Self-rated health and work ability were measured at the baseline (Time 1) and follow-up (Time 3), while employee ratings of line managers’ attitudes and actions, and transformational leadership were measured during the intervention process (Time 2). The results revealed that line managers’ attitudes and actions positively predicted changes in both self-rated health and work ability. The influence of transformational leadership was indirect and mediated through line managers’ attitudes and actions towards the intervention. Based on the results, we suggest using process measures that include aspects of both line managers’ attitudes and actions as well as their transformational leadership in future process evaluation.  相似文献

This article examines the interactive effects of two different leadership styles (charismatic and noncharismatic) and three types of task feedback (internal, external, and no feedback) on individuals' self-efficacy and performance quality over four trials of a manufacturing task. Ninety-nine graduate students manufactured electrical wiring harnesses under the direction of either a charismatic or noncharismatic leader (an experimental confederate). Participants exposed to the charismatic leader had similar task performance regardless of task feedback condition, while participants exposed to the noncharismatic leader differed in their task performance depending on whether or not they received task feedback. Self-efficacy mediated the effect of task feedback and its interaction with charismatic leadership on performance. Explanations and implications of the results are discussed.  相似文献

Media reports on self-serving leadership primarily focused on the negative consequences of such behavior for employees. However, much remains to be understood about the antecedents of self-serving behavior of leaders. In the present research we explore the role of employees' organizational citizenship behavior (OCB) in the emergence of self-serving leadership. Using one multi-source field study and three experiments, we showed that employees' OCB towards coworkers (OCBI) negatively impacted self-serving leadership. Moreover, we also examine the underlying mechanism for this relation. Results indicate that employees' OCBI mitigated leaders' hindrance stress, which mediates the relationship between OCBI and self-serving leadership. As such, our findings indicate that self-serving leaders are not necessarily inherently bad and that employees have an important role in shaping leaders' self-serving behavior.  相似文献

Autocratic leader behavior is often seen as negative for team morale and performance. However, theories on social hierarchy suggest that autocratic leadership may also positively affect morale and performance through the creation of a psychologically appealing, hierarchically-ordered environment of predictability and security. We propose that autocratic leadership can foster team psychological safety when team members accept the hierarchy within the team. In contrast, when members challenge the hierarchy and engage in intrateam power struggles, autocratic leaders' centralizing power behaviors will clash with team members' competition for power and frustrate members, impairing psychological safety and performance. We find support for these ideas in a study of 60 retail outlets (225 employees and their managers) in the financial services industry. As expected, when team power struggles were low, autocratic leadership was positively related to team psychological safety, and thereby indirectly positively related to team performance. When team power struggles were high, autocratic leadership was negatively related to team psychological safety and thereby indirectly negatively related to team performance. These effects were also found when controlling for leader consideration.  相似文献

The recently revived interest in charisma as an element of transformational leadership has led students of organizational behavior and management to study the psychological bases of this phenomenon. By integrating these studies with the traditional sociological approach to charisma, we present a more comprehensive account of the process of charismatic leadership. This newly formulated theory of charismatic leadership dynamics was transposed into a simulation model with which to test its empirical adequacy. Six clearly charismatic leaders of the past were then chosen to test the model's ability to reproduce the time series of data found in documented evidence. Sixteen data sets relevant to these leaders' careers were successfully reproduced, averaging 76.7% of the variance in the data and attesting to the empirical adequacy of the theoretical integration.  相似文献
