Emotions as reasons for dissatisfaction, decreasing job performance or physical and mental strain at work are becoming more and more important. Especially psycho-social interactions with conflicts between employees and managers, caused by leadership behavior, as a source of negative emotions are relevant in this context. Which relevance emotions can have in order to influence human behavior and in order to influence work climate will be demonstrated by two qualitative field surveys in the automotive and the energy sector. The study in the energy sector will explain which leadership behavior fosters an improved employee behavior concerning occupational health and safety. A second study in the automotive industry shows that leadership behavior which causes positive emotions is essential for successful teamwork.  相似文献

This article presents a macroergonomic intervention in a footwear company in Rio Grande do Sul, Brazil, to improve both the quality of life of the employees and productivity by optimizing the traditional Taylor/Ford work organization. Multi-functionality and team working were implemented as means of making tasks more flexible and richer and the working hours were changed. The results showed a reduction in human and material resource costs and a consequent improvement in health and workers quality of life. Although middle managerial staff displayed strong resistance to the project and to breaking traditional production paradigms, the socio-technical system has been implemented throughout the plant and is expected to end up becoming the benchmark for other companies in the sector. Research on the gendered dimensions of workplace restructuring often focuses on management strategies and their structural consequences. Less attention is paid to employees’ gendered practices. In this article, we analyse material from in‐depth interviews with front‐line public‐sector employees following a major reorganization of their jobs and workplaces. Our study makes three contributions to theory and research on gender and organizational change. Firstly, it highlights the micro‐level dynamics at the heart of restructuring by showing how workers engaged with an ideal that was central to their understanding of public‐sector work — the public‐service ethic — which they believed was threatened. Secondly, it highlights the importance of gendered meanings and identities in shaping how workers engaged with the public service ethic. Thirdly, the study shows that front‐line employees did not passively accept management plans for change but struggled to resist or transform them in gendered strategies for dealing with organizational change.  相似文献

ABSTRACT

The purpose of this study is to explore the positive outcomes of organizational resilience to see how resilient employees can support an organization by adapting to and initiating changes during the recovery process following a crisis. This study focuses on organizational resilience generated by employees, as a resilient system, through their psychological ability and positive communication behaviors. Resilient employees can help their organization bounce back to normal functioning following a crisis. A nationwide survey (N = 830) was conducted among full-time employees in the U.S. to examine the positive effect of organizational resilience on employee work-role performance. The results indicate that organizational resilience was positively and significantly associated with: employees’ intentions for proficiency, adaptivity and proactivity of organizational members, thus contributing to organizational effectiveness after a crisis situation.  相似文献

As a relatively new form of service sector employment, call centres have been an important issue in the sociology of work for two decades. This article offers a critical review and appraisal of call centre literature, drawing upon an existing typology classifying call centre research in four categories: characteristics and organisational features; choices and strategies of management; the effect of work on employees; and the response of employees to working conditions. The article also explores recent developments that utilise call centres as a tool to investigate emerging social theories and other sociological concepts.  相似文献

This study seeks to advance the growing body of research in internal crisis communication by exploring the role of negative employee-organization relationships (NEOR) in determining crisis outcomes (employees' unsupportive behavior and internal reputation). The current study was conducted using 465 full-time employees working in the technology sector (phone manufacturing industry) in the United States. The employees were recruited using an online research tool, Qualtrics. Multiple hierarchical regression and path analysis were used to analyze the results. The results reveal that a) NEOR affects internal reputation negatively and increases the likelihood of unsupportive behavior, b) timing does not affect the relationship between NEOR and crisis outcomes, c) rebuilding strategies help in overcoming employees' unwillingness to support the organization during a crisis, and d) negative emotions influence the effect of NEOR on the crisis outcomes. Both theoretical and practical implications are discussed.  相似文献

Although one can assume the work values within nonprofit organizations promote gender equality in promotion decisions, there is preliminary evidence that in the nonprofit sector women are underrepresented in higher management positions. Whereas the mechanisms resulting in underrepresentation of women in management have been studied extensively in for‐profit organizations, little is known about these mechanisms in nonprofit organizations. Is gender in nonprofit organizations—even given the underlying values of these organizations—an impediment to attaining a management position? This article presents a case study of employment patterns within the Dutch section of the humanitarian INGO Médecins Sans Frontières and focuses particularly on the effects of gender and occupation on transitions to management. The case study organization represents a “critical case” because the nature of this organization's work environment can be expected to result in a relatively high percentage of women in management. Employee records (N = 2,247) were analyzed using event history models. We found that women made the transition to management less rapidly than men, even when controlling for factors like age, previous work experience, and nationality. However, gender differences were completely explained by occupation. Those employees in female‐dominated occupations (in this case, medical personnel such as nurses) had a lower promotion‐to‐management rate than those in male‐dominated occupations (in this case, nonmedical personnel such as financial officers), irrespective of their gender. This case study highlights the importance to nonprofit management research of studying the effects of occupational sex segregation on promotion.  相似文献

The non-NGO literature provides evidence that employees?? perceptions about their organization??s support to them influences their commitment to the organization. NGOs, which have an increasing presence in developing countries, have not been a target for this type of organizational research. This cross-sectional study, based in a health NGO in Pakistan, examined relationship between employees?? perceived organizational support (POS) and their organizational commitment, and relationship between perceptions about organizational fairness, supervisor support, and job conditions with POS. The current organizational commitment literature guided the design of the survey tool. Focus group discussions were carried out at another health NGO to identify NGO and developing country specific items for inclusion in the survey tool. A total of 249 employees participated in the study, yielding a response rate of 96%. Factor analysis of the survey items indicated that the current scales used for measuring the study variables in the non-NGO sector were valid for the NGO sector as well. In addition, three new variables, namely female supportiveness, personal supportiveness, and favorableness of work conditions were assessed. Findings revealed that POS was significantly related with organizational commitment and actions, such as organizational fairness, supervisor support, and extrinsically satisfying job conditions. Female and personal supportiveness, which are generally ignored in developing countries on the pretext of limited resources and lack of organizational capacity to address them, were also found to be important in influencing POS.  相似文献

Although recruitment and retention of qualified employees are some of the biggest challenges in the nonprofit sector, nonprofit organizations must maintain human capital inflow due to its significant impacts on organizational success. Through person‐organization value fit, this paper explores the factors that influence labor shifts from the public or for‐profit sector into the nonprofit sector in the South Korean context. Specifically, the effects on the likelihood of employees switching to the nonprofit sector from the perspective of eight job satisfaction measures and three education–job match measures are investigated. Two groups of employees (those whose career started in the for‐profit sector and those starting in the public sector) are compared. Results indicate that there is substantial variation between the two groups. In particular, intrinsic job satisfaction has completely different effects on those working in the for‐profit sector than on those working in the public sector regarding their likelihood of having experienced an intersectoral shift into nonprofits. The more public employees are satisfied with intrinsic job rewards, especially job reputation, the more likely they are to move to nonprofits. These results suggest that when employees in the public sector are satisfied with intrinsic rewards they tend to pursue greater intrinsic satisfaction in the nonprofit sector. This paper also reports that education–job match is only significant for those whose first job was in the for‐profit sector.  相似文献

This study focuses on sexual harassment and job satisfaction, organizational commitment, and employee turnover among casino employees. It is the first study investigating sexual harassment in the gaming industry. Based on sex-role spillover theory it was expected that sexual harassment has less of an impact on casino employees than on employees in other industries. Six Reno, Nevada casinos participated in the study and 330 responses were generated from casino employees. The study results show that sexual harassment of and by casino employees is perceived to occur at about the same rate as in other industries. Sexually harassed employees were compared to employees who indicated that they had not been sexually harassed. Sexually harassed employees were less satisfied with their jobs and less committed to the organization. However, they were not more likely to quit their jobs. Sexually harassed employees tended to be younger, Caucasian, and in dealer positions. Hence, in addition to the well-publicized cost of sexual harassment lawsuits, the study shows that sexual harassment in casinos may well be the source of hidden costs important to human resources managers. A result of major interest was that employees who had been harassed held management responsible for not ensuring a work environment that is free of sexual harassment. During the last decades there have been many changes in the banking sector organization. It has been also observed the mutual growing of musculoskeletal and mental disorders. This study investigated the workload of bank tellers at a Brazilian public institution. It was performed the Ergonomic Work Analysis (EWA). Three employees participated in this study. During the analysis process, three research instruments were applied: Inventory of Work and Risk of Illness, Yoshitake Fatigue Questionnaire and Nordic Musculoskeletal Questionnaire, beyond the realization of footage recordings and the self-confrontation. The results indicated the existence of an excess of workload on the evaluated workstations, mainly in relation to mental order constraints, that overlaps the physical aspects. Thereby it was found that the employees tend to adopt strategies trying to reduce the impacts of the excess of workload, in order to regulate it.  相似文献

This article in the journal “Gruppe. Interaktion. Organisation. Zeitschrift für Angewandte Organisationspsychologie (GIO)” provides a brief overview of a semantic integration mechanism how organizations can succeed in integrating and attach their employees. Every organization has basic assumptions about human behavior. These assumptions or images about people, whether implicitly present or explicitly reflected, essentially determine the behavior of the organization and its personnel management. In terms of research theory, the work is based on the system theoretical considerations of Niklas Luhmann. Organizations are fictitious units that are constructed in communication. The employees of organizations belong to the environment of the organization and are structurally linked to it through their employee role. Structurally coupled means the members of an organization are able to influence the structure of the organization. The central result of this article is the identification of a semantic integration mechanism that functions as a membrane that generates resonance both in the social system of organizations and in the psychological system of structurally coupled employees. In the current changing world of work, this mechanism can help organizations to attach their employees to the organization. The empirical data come from a research project on the identity and functional logic of training organizations.  相似文献

ABSTRACT

Corporations today are expecting employees to assume greater independence in the management of their own careers. This paper discusses ways that employees can become more empowered in response to the paradigm shift occurring in their work-lives. We suggest that group work intervention can facilitate conditions conducive to empowerment by focussing on the opportunities that employees have to develop a sense of personal control, and their inclination and capability to do so. Moreover, as EAP group workers trying to be supportive, we must be careful not to unintentionally engender continued dependency on the organization.  相似文献

Occupational stress literature emphasizes the importance of assessment and management of work related stress. The recognition of the harmful physical and psychological effects of stress on both individuals and organizations is widely studied in many parts of the world. However, in other regions such research is only at the introductory stages. The present study examines occupational stress of employees in the banking sector. A sample of 60 bank employees at different organizational levels and educational backgrounds was used. Data collection utilized the Occupational Stress Indicator (OSI). Results of data analysis provided evidence that employees' educational levels affect the degree of stress they experience in various ways. Bank employees cannot afford the time to relax and "wind down" when they are faced with work variety, discrimination, favoritism, delegation and conflicting tasks. The study also shows the degree to which some employees tend to bring work-related problems home (and take family problems to work) depends on their educational background, the strength of the employees' family support, and the amount of time available for them to relax. Finally, the drinking habits (alcohol) of the employees were found to play a significant role in determining the levels of occupational stress.  相似文献

Using the phenomenon of deviance by employees against the rules of the formal work organization as the behavior of interest, the differential saliences of both formal (i.e., management) and informal (i.e., co-worker) sanction severity are empirically compared. As hypothesized, the perceived threat of informal sanctions by one's fellow co-workers explains both property deviance and production deviance far better than the perceived severity of the more formal responses initiated by management. Further, if the two forms of social control are causally ordered, we find that management actions to constrain deviant employees do have an effect, albeit indirect, in that formal sanctions operate on deviance indirectly by shaping the informal sanctions.  相似文献

The passage in the USA of the Americans with Disabilities Act (ADA) has mandated the private sector to provide a sweeping variety of accommodations to individuals with disabilities. Objections to ADA focused on costs in an era of scarcity. These assumptions have been presented with insufficient information about the actual needs of individuals with disabilities. This study is a needs assessment of employees with disabilities at a major university setting. In-depth interviews were conducted with a small number of individuals who described their work situations and accommodations. Findings challenge prevailing assumptions. Costs are often not large, many accommodations are simple, and much depends on the match between a person's disability and job duties. Additionally, informational needs, psychological concerns and the existing social climate provide a more balanced picture of the lives of these employees.  相似文献

In Western Australia (WA) there is substantial interest by public sector management in work–life balance (WLB) as a strategy to address labour supply problems. This article considers whether the positioning of WLB as a problem for management provides the opportunity for change resulting in an improved quality of working life in the public sector. We report on the implementation of WLB policies in four WA public sector agencies and conclude that managers are ‘managing’ WLB in a limited way, and largely in an individualized manner, at a level that does not disrupt the usual way of organizing work and employment. For many managers, employees' requests to access WLB policies are perceived as being in conflict with operational goals. The findings highlight the inadequacy of much of the WLB discourse that obscures the tension between, on the one hand, the imperative for managers to implement WLB more effectively and, on the other, organizational practices and the broader social, political and economic context in which management and the organization are located.  相似文献

Conclusions Although Lipset and Katchanovski present many of the major societal and structural causes that have influenced the decline of private sector unions, they have unfortunately omitted a factor that can account for as much as 40 percent of the decline in private sector union membership, i.e., intensity of management opposition. The managerial incentives to stop unionization are formidable because unions raise wages and reduce profits. Economic reasons for American managers to stop unionization have grown as the wage between union and nonunion workers has widened over the past 40 years especially relative to EU nations. In addition, as managerial accountability to shareholders has risen and pay related to performance has grown, top executives have attempted to raise productivity through high-performance workplace practices or lowering real wages. Since many of these practices rely on top-level executives being able to make decisions on personnel quickly without challenges from employees or due process, they have fought unions more vigorously in order to maintain this discretion over workplace decisions. Although this behavior by management may result in a more efficient allocation of resources from both a micro-and macroeconomic perspective, the losses to society occur in terms of greater income inequality and less employee voice at the workplace and in the political arena.  相似文献

Expansion of public employee labor organizations has brought considerable change in a sector previously considered outside the domain of the trade union movement. A model to explain this phenomenon among state and local government employees is developed and tested using data from the1977 Census of Governments. The percentage of employees organized is determined by a number of factors which affect the costs and benefits of membership and may be influenced by the level of employees’ earnings. Empirical evidence indicates that a higher level of organization is a product of government size, legal provisions, unionization in the private sector, and, in some government functions, the unemployment rate, and level of income.  相似文献
