管理者与一般员工的消极情绪对比研究   总被引:1,自引:0,他引:1  
长期以来,组织中的情绪管理一直为人们所忽视.组织中的消极情绪,不仅降低士气,还会分散人们的注意力,使人思维变窄,限制人们执行日常工作活动的能力,从而可能影响个人绩效和组织绩效.我国在职人士工作中的消极情绪体验得分较高.这使得关于组织中消极情绪问题的研究在我国现阶段的组织管理中具有高度现实性和紧迫性.有鉴于此,本文以组织中的消极情绪为研究对象,对比了管理者与一般员工消极情绪强度上的差异、消极情绪来源的不同,分析了管理者消极情绪、消极情绪来源、行为结果之间的关系.希望研究有助于将来更有针对性的进行组织消极情绪管理.  相似文献

在以往服务管理研究领域中,服务氛围在多个层面上对服务产出的促进作用得到了广泛认可.然而,当前较少有文献对这种积极作用发生的权变性予以关注.基于社会交换理论,本文从个体层面上研究了一线员工感知的服务氛围影响服务绩效的作用机制,旨在探讨员工在工作环境中的情感体验(工作压力感和组织认同感)对服务氛围与服务绩效之间关系的调节作用.研究利用我国银行业368名一线服务员工的问卷调查数据验证了所提出的假设,实证结果发现:(1)工作压力感负向调节服务氛围与角色外服务绩效之间的关系;(2)组织认同感对服务氛围与角色内/外绩效的关系均产生正向调节作用;(3)进一步的三项交互(Three-way Intenction)分析还发现:当组织认同感较高时,工作压力对服务氛围与角色外服务绩效之间关系的负向调节作用变弱.  相似文献

国内外学者越来越关注服务场景在酒店业的应用,而服务场景除了能够对酒店顾客产生影响,对服务人员的影响也十分重要。以酒店一线员工为研究对象,通过问卷调查法收集数据,运用SPSS 25.0和Smart PLS 3.0软件对数据进行描述性统计分析、信度检验、验证性因子分析及结构方程模型分析,实证检验酒店服务场景对员工职业认同、工作满意及留职意向的影响。研究发现,服务场景的实质性阶段和交流阶段均对工作满意有显著的积极影响,交流阶段对职业认同有显著的积极影响,职业认同和工作满意均对留职意向有显著的积极影响,职业认同对工作满意有显著的积极影响。  相似文献

组织社会化的策略、内容及其对员工态度和行为影响的研究已经比较丰富,但在结果变量上对组织公民行为的分析和实证研究都很不足。本文选取了组织社会化中的历史、语言、价值观和目标社会化三项内容,考察它们对组织公民行为的影响及其机制,尤其是组织认同在其中的中介作用。层级回归、结构方程建模分析的结果表明,历史、语言、价值观和目标社会化正向影响组织公民行为,组织认同在语言、价值观和目标社会化与组织公民行为的关系中起完全中介作用,在历史社会化与组织公民行为的关系中起部分中介作用。  相似文献

数字化时代,组织惯例更新是企业数字化转型,获取竞争优势的基础,也是组织惯例理论和管理实践关注的焦点。基于社会认同理论,本文以中高层管理者为研究对象,探讨CEO变革型领导行为影响组织惯例更新的机制和情境。通过统计软件SPSS和AMOS对203份高管团队及中层管理者匹配的数据分析发现:CEO变革型领导行为对中层管理者组织认同和组织惯例更新具有正向影响作用,中层管理者组织认同在CEO变革型领导行为与组织惯例更新的关系间起到中介作用。中层管理者集体主义倾向不仅调节了组织认同与组织惯例更新之间的关系,还进一步调节了组织认同在CEO变革型领导行为与组织惯例更新之间关系中的中介效用,即中层管理者集体主义倾向越低,CEO变革型领导行为通过组织认同对组织惯例更新的间接影响作用越强。研究结论有利于深入探讨CEO变革型领导行为影响组织惯例更新的中介机制和情境,并有效指导企业的组织惯例更新实践。  相似文献

对中国情景下知识型员工的职业召唤对组织承诺、工作满意度、离职意愿等工作态度的影响以及职业承诺在职业召唤与上述工作态度的中介作用进行实证检验。基于自我决定理论和已有关于召唤的相关研究结论,提出职业召唤-职业承诺-工作态度的关系假设模型,并以981位国有、民营及外(合)资企业的知识型员工作为研究对象,通过结构方程建模进行实证检验。研究结果表明,中国情景下知识型员工的职业召唤对组织承诺、工作满意度和离职意愿均有显著正向影响,职业承诺完全中介职业召唤与工作满意度和离职意愿的关系,部分中介职业召唤与组织承诺的关系。在中国情景下验证西方关于职业召唤的研究结论,结果表明职业召唤的培养对企业知识型员工的职业承诺、组织承诺和工作满意度均具有十分重要的作用,为职业召唤理论在中国情景下的验证和完善以及知识型员工的管理理论和企业实践提供新的视角。  相似文献

有关领导与创造力关系的研究更多关注领导效能的作用,很少探讨真我型领导通过何种机制对创造力产生影响.从自我决定理论视角构建真我型领导影响员工创造力的内在作用机制模型,并以两家民营企业集团中的532名员工及其89名主管为对象,借助中介性调节作用模型及相关技术,验证工作激情和权力距离在真我型领导与员工创造力关系中的中介和调节作用.研究结果表明:1)真我型领导对工作激情和员工创造力均有显著的正向影响;2)工作激情能完全中介真我型领导和员工创造力间关系;3)员工的权力距离感越高,真我型领导对工作激情的正向作用越强,对员工创造力的促进作用也更显著.  相似文献

本文探讨了领导感知自我情绪智力、员工感知领导情绪智力与员工组织公民行为之间的跨层关系.并且在不同层次上讨论了领导情绪智力对员工组织认同、组织公民行为的影响,同时分析了领导情绪智力对组织公民行为的影响机制.研究通过对九家制造业企业的70个团队的领导与员工的问卷调查发现,领导感知自我情绪智力跨层调节员工感知领导情绪智力与组织公民行为、组织认同之间的关系.且在单层模型与多层模型中,组织认同都是员工感知领导情绪智力与组织公民行为之间的完全中介变量.当员工感知领导情绪智力大到某一范围时,领导感知自我情绪智力正向调节员工感知领导情绪智力与组织公民行为之间的关系.而当员工感知领导情绪智力低于某一范围时,领导感知自我情绪智力反而负向调节这一关系.  相似文献

We examined follower relational identification with the leader as a mediator and follower perceptions of leader creativity expectations as a moderator in the relationship between transformational leadership and follower creativity. Using a sample of 420 leader–follower dyads from an energy company in mainland China, we found that follower relational identification with the leader mediates the transformational leadership–follower creativity relationship, and this mediating relationship is conditional on the moderator variable of follower perceptions of leader creativity expectations for the path from follower relational identification to follower creativity. These results contribute to the literature by clarifying why (through relational identification) and when (high creativity expectations set by the leader) transformational leadership is positively related to follower creativity.  相似文献

The literature on ethical leadership has focused primarily on the way ethical leaders influence follower moral judgment and behavior. It has overlooked that follower responses to ethical leaders may differ depending on the attention they pay to the moral aspects of leadership. In the present research, we introduce moral attentiveness as an important moderator for the relationship between ethical leadership and unethical employee behavior. In a multisource field study (N = 90), we confirm our hypothesis that morally attentive followers respond with more deviance to unethical leaders. An experimental study (N = 96) replicates the finding. Our paper extends the current leader-focused literature by examining how follower moral attentiveness determines the response of followers to ethical or unethical leadership.  相似文献

The actions of organizational leaders are important determinants of the emergence, management, and consequences of employee emotional experience. However, the nature and dimensionality of leader emotion management and the behaviors that constitute such management are largely unknown. The authors present a comprehensive, theoretically-derived model of leader emotion management which clarifies the nature of emotion management and its role in leadership. This model also delineates the knowledge and skill-based antecedents of emotion management and the consequences of such management. Specifically, we propose linkages between particular KSAOs and specific emotion management dimensions and between those dimensions and particular individual and organizational outcomes. The model is meant to serve as a framework to guide empirical efforts in investigating the nature and correlates of leader emotion management.  相似文献

This paper explores the moderating role of cultural values on relationships between participation satisfaction (PS) and employees’ organizational commitment (OC). A survey of 1390 employees of Bharat Sanchar Nigam Limited, a Government of India Public Sector Undertaking providing telecommunication services across India, shows that PS is directly related to OC, and is moderated by employees’ cultural values at individual level. The form of moderation reveals: positive and insignificant relationship between PS and affective commitment for employees high in uncertainty avoidance; positive and significant relationship between PS and normative commitment for employees high in individualism/collectivism, low in masculinity/femininity, and low in power distance. No moderation has been found in the relationship between PS and continuance commitment.  相似文献

By proposing a conceptual outline for a general model that explains the internationalization–performance link, we test the moderating effects of organizational learning on the relationship between internationalization and performance empirically. Integrating two distinct literature streams from the organizational learning perspective and the resource-based view, we present an integrated, multidimensional framework for analyzing multinational enterprises’ (MNEs’) resources, internationalization, and organizational learning, as well as their associated impact on firm performance. Specifically, using a sample of 110 American MNEs, we find that while certain MNE resources motivate and precede internationalization, social and market learning (whereas technological learning does not) moderates the relationship between internationalization and performance. These findings extend prior research by establishing the importance of the relationships among MNE resources, internationalization, organizational learning, and firm performance.  相似文献

This study reconciles the positive and negative sides of CEO grandiose narcissism by examining the role that CEO organizational identification plays in moderating the effect of CEO grandiose narcissism on top management team (TMT) behavioral integration. We first distinguish between grandiose and vulnerable narcissism and we then draw on upper echelons theory and executive personality research to hypothesize and test a model in which CEO grandiose narcissism is positively related to TMT behavioral integration when CEOs are high in organizational identification. The relationship is expected to be negative when CEOs do not identify strongly with their organizations. TMT behavioral integration, in turn, predicts subsequent firm performance. Findings based on multi-source data from a sample of 97 CEOs and their firms supported the hypotheses. These results highlight the complex nature of CEO grandiose narcissism – namely, that the construct has both positive and negative aspects as it relates to top management team dynamics and firm performance and that the relationship is affected by CEOs' identification with their organizations.  相似文献

Management and psychology scholars are increasingly seeking to examine how organizational characteristics that contextualize leadership shape the occurrence, impact, and prevention of leader workplace aggression. However, a comprehensive review of this literature has not yet been conducted, so a systematic understanding is lacking regarding questions including: (1) when, why and how is such aggression more likely to occur; (2) how do contextual factors enable or constrain effects of these leader behaviors on employees; and (3) how can organizations proactively manage their internal dynamics to prevent or reduce such incidences? Drawing on Porter and McLaughlin's (2006) components of organizational context, I review existing leader aggression research that intersects with seven categories: (1) culture/climate; (2) goals/purposes; (3) people/composition; (4) processes; (5) state/condition; (6) structure; and (7) time. I then offer theoretical propositions for future work, which are grounded in the roles and responsibilities inherent to the nature of leadership and coupled with the changing nature of organizational life. As a result, I set the research agenda for the next decade of organizational context × leader workplace aggression studies.  相似文献

Due to developments in the current dynamic business environment which is more global and competitive than ever, employees’ lifelong learning and the way organizations support their continuous development are pivotal. Many organizations introduce personal development plans (PDPs) to support employees’ learning, however, not always taking into account their personal characteristics. This study had a twofold purpose as it was designed to explore on the one hand the relationship between PDPs in the workplace with employee’s undertaking of learning activities and perceived performance, and on the other hand the possible moderating role of employee self-directedness on this relationship. For this study, data collected by means of a questionnaire at two different organizations were used, one organization foregoing profit and one non-profit activity. The results indicated significant positive relations between the individual supporting factor ‘employee learning and reflection’ and the undertaking of learning activities and perceived performance and between employee self-directedness and the undertaking of learning activities and perceived performance. The same accounted for the moderating effect of employee self-directedness on the interaction between learning and reflection and perceived performance. Some findings were surprising, nevertheless resulted in valuable insights and implications for practice.  相似文献
