知识工作者从事着复杂的、高度依赖于情境的知识工作,他们构成了知识型企业的价值来源。因此,如何管理和激励知识工作者已成为现代管理者所必须面对的管理挑战。理解知识工作者的内生动机是应对这一管理挑战的关键所在。本研究以自主理论为理论基础,探讨了个人获得的来自知识的竞争优势和个人声誉这两个影响知识工作者自主性和胜任力的重要因素对其内生动机的作用机理。以两家大型商业银行信贷业务人员为研究对象,本文的实证研究表明,个人声誉激励和个人来自知识的竞争优势的感知直接强化了个体从事知识工作的内生动机,竞争优势感知在个人声誉激励与内生动机之间起着部分中介作用,知识的隐性程度影响着整个过程。我们的研究检验了自主理论,对帮助企业管理和激励知识工作者有着直接的现实价值。  相似文献

This research investigates how intrinsic and extrinsic motivation factors contribute to employee motivation in providers of product-service systems (PSS). Employee motivation determines the quality of the delivered service and is thus an area of great importance for PSS providers. We present rich case-based data collected through semi-structured interviews, a survey and secondary sources. The analysis showed the particularly high importance of intrinsic and individual motivation factors such as the fulfilling nature of the work and skill development showing the ownership and pride service employees took in their work. Further, the organisation needs to set the context of high employee motivation by enabling flexibility and performance feedback. Our research contributes to the literature by providing a first empirical study of employee motivation in PSS providers and thus providing important insights on the implementation of a servitisation strategy.  相似文献

在现代组织行为研究领域推动员工创造、创新的组织行为研究是一个热点问题。本文通过对我国跨地区企业研发员工的问卷调查研究对领导创新期望、员工内部工作动机及其创新行为间的关系进行了实证探讨。研究发现,在我国背景下,直属领导对下属员工的创新期望、员工之间横向交换对研发员工创新的行为都具有正向预测作用,其中员工内在工作动机在领导创新期望、员工横向交换对员工创新行为的作用路径关系中起到中介效应。本研究的调查结论不仅有助于加深我们对组织内员工创新行为推动和作用机制的深入了解,同时也会对我国企业,特别是高新技术企业推动员工创新的管理实践提供借鉴。  相似文献

Abstract

There is an increasing need for managers to understand what motivates younger versus older workers to continue work within their company. We believe that this two-wave study among 90 Dutch employees is the first to examine: (1) the cross-lagged relationships between breach of psychological contract (which includes transactional and relational obligations) and intrinsic work motivation, and (2) the moderating role of the age-related variables future time perspective and regulatory focus. Regulatory focus concerns the orientation (either promotion-focused or prevention-focused) by which an individual pursues their goals. Based on psychological contract theory, we expected and found that relational contract breach predicts lower work motivation. Furthermore, based on lifespan developmental and regulatory focus theory, we assumed that this relationship would be stronger when workers experienced an open future time perspective and a promotion focus rather than a prevention focus. The results showed that future time perspective indeed had a strengthening, and prevention focus a reducing moderating effect in the relationship between psychological contract breach and work motivation. However, no significant effects for promotion focus were found. These findings indicate that age-related processes such as future time perspective and regulatory focus are important variables to include in future psychological contract research.  相似文献

This paper reports on a randomized field experiment in which first‐year university students could earn financial rewards for passing all first‐year requirements within one year. Financial incentives turn out to have positive effects on achievement of high‐ability students, whereas they have a negative impact on achievement of low‐ability students. After three years these effects have increased, suggesting dynamic spillovers. The negative effects for less‐able students are consistent with results from psychology and behavioral economics showing that external rewards may be detrimental for intrinsic motivation. We test if the motivating potential of active work and the demotivating consequences of high-strain work can be explained by the “quality” of motivation experienced. Study 1, an experiment (N?=?205), revealed active work maintained intrinsic motivation and identified regulation (compared to baseline). High-strain work decreased these motivations. Moreover, demand was negatively related to mastery only at low control, through reduced intrinsic motivation. Demand was negatively related to task performance at low control, through reduced identified regulation. Study 2, an online survey (N?=?516 employees), revealed an energising effect of active work on intrinsic motivation and identified regulation, both of which had positive associations with job performance. A demotivating effect of high-strain work on intrinsic motivation was revealed, which had negative associations with job performance. In conclusion, internalised motivations are important mechanisms, through which active work protects and enhances mastery/performance, and through which high-strain work can deplete these outcomes.  相似文献

Employment contracts are often incomplete, leaving many responsibilities subject to workers' discretion. High work morale is therefore essential for sustaining voluntary cooperation and high productivity in firms. We conducted a field experiment to test whether workers reciprocate wage cuts and raises with low or high work productivity. Wage cuts had a detrimental and persistent impact on productivity, reducing average output by more than 20%. An equivalent wage increase, however, did not result in any productivity gains. The results from an additional control experiment with high monetary performance incentives demonstrate that workers could still produce substantially more output, leaving enough room for positive reactions. Altogether, these results provide evidence consistent with a model of reciprocity, as opposed to inequality aversion.  相似文献

Abstract. This paper analyses optimal contracts in a principal–agent model where the agent is intrinsically motivated, and there is an endogenous relationship between the structure of incentive payments and intrinsic motivation (crowding effects). The analysis shows that crowding effects have implications for the optimal contract, and that, under some conditions, the principal can make better achievements without implementing any economic incentives. Furthermore, it is shown that when high‐powered incentives reduce intrinsic motivation (crowding‐out), the first‐best solution in a principal–agent framework is unattainable.  相似文献

This study investigated the moderating role of intrinsic motivation on the relationship between trainee programme reactions and work performance among trainees enrolled in formal trainee programmes. The results from a cross-sectional survey among 114 trainees representing three Norwegian service organizations showed that the relationships between perception of the trainee programme and facets of self-reported work performance were positive only for trainees low in intrinsic motivation. Implications for practice and directions for future research are discussed.  相似文献

Abstract. We use structural estimation techniques to analyse labour supply effects of changes in economic incentives for individuals who have just finished vocational rehabilitation in Norway. The complicated and sometimes non‐convex budget sets for this group of marginal workers are accounted for. We also focus on the limitation in the choice sets this group faces. Parametric bootstrap and simulation techniques are applied to construct confidence intervals for the predicted impacts of changes in the economic environment. The results show that there is a small to moderate effect of changes in economic incentives on the chance of vocational rehabilitation bringing individuals back to employment. We also find that individual health status and local labour market conditions are the most important factors affecting the transition from rehabilitation to work.  相似文献

This paper examines the work values of white-collar workers in the United States and the Philippines. It compares the extrinsic and intrinsic motivating factors and describes the core work motivators. Despite divergence in culture, economic environment, and level of industrialization, the results indicate that intrinsic factors are similarly effective for both groups while the effectiveness of extrinsic factors are more culturally determined.  相似文献

Many firms today are employing temporary contractual workers in order to help them to stay lean and flexible. The benefit of this approach is that the process of layoff is much easier. Thus, an emerging issue arises here, on how can firms manage and train temporary workers effectively? The core of lean adoption is through people, to have workers buy into the ideas and be part of the overall initiative. There is very little guidance available on how to deal with contractual workers who have less motivation and commitment to the firm given that they are only employed on a temporary basis. This article proposes a framework and process to assist firms in managing and training temporary workers to improve the efficiency and effectiveness of the implementation of lean improvement initiatives.  相似文献

This paper provides an empirical examination of the effects of co‐workers’ procedural justice, defined as the individual's perception of how procedural justice is displayed towards him/her by the group. Drawing on the social exchange literature, it is confirmed that team affective commitment mediates the relationship between team voice – a form of co‐workers’ procedural justice – and team citizenship behaviors. The study also tests whether this positive indirect effect is moderated by neuroticism and intrinsic motivation. The results from a survey of 154 dyads consisting of employees and their current supervisor generally support the hypotheses. Team voice is a strong and consistent predictor of team citizenship behaviors, and the effect is mediated by team affective commitment only when intrinsic motivation is low and/or neuroticism is low. This study extends knowledge of the different sources of justice. Specifically, it shows that team voice and the boundary conditions of its effects are crucial to understanding attitudes and behaviors directed towards the team. This finding highlights the necessity of carefully taking into account the ability to express one's opinion inside teams.  相似文献

To achieve goals, individuals and organizations must understand how to effectively motivate themselves and others. We review three broad strategies that people employ to increase motivation: giving feedback, setting goal targets, and applying incentives. Although each of these strategies can effectively motivate action under certain circumstances and among certain people, they can also result in unintended consequences: not helping or even hurting motivation. For example, employers may give positive feedback that leads employees to relax their effort or negative feedback that undermines employees’ commitment, organizations may set goals that are overly ambitious and consequently reduce motivation, and certain incentives might appear attractive before pursuing an action but uncertain incentives better motivate action during goal pursuit. By identifying when and how these common motivational strategies work versus fail, we are able to prescribe a specific set of guidelines that will help people understand how to motivate themselves and others.  相似文献

Performance-related pay has been a key ingredient in New Public Management reforms. Nevertheless, the research presented here indicates some adverse effects of such incentives. These incentives may impair an initial motivation to work and change the norms that guide behavior. An issue which in particular has been given insufficient attention is fairness. Findings drawn from experimental economics supported by field studies demonstrate that perceived unfairness may have important negative effects on performance. The implication of a broader perspective in the analysis of performance-related pay in the public sector is that such a pay system, contrary to its aim, may have detrimental effects on performance.  相似文献

In many individual monetary incentive systems workers receive an hourly base pay and can earn incentives when productivity exceeds a specified standard. The total amount that can be earned in incentives is often expressed as a percentage of base pay. This study examined the effects of different percentages of incentive pay to base pay on work productivity. Seventy-five college students were randomly assigned to one of five incentivebase pay conditions: 0% (no incentives), l0%, 30%. 60% or 100%. Subjects participated in 15 forty-five minute sessions during which they assem: bled parts made from bolts, nuts and washers. Subjects received a base pay amount for assembling a minimum of 50 quality parts per session and a per piece incentive for parts over 50. If subjects assernbled 120 quality parts, the production maximum, the total amount they could earn in incentives equaled 0%, l0%, 30%, 60% or 100% of their base pay. Results indicated that the productivity of subjects in the l0%, 30%, 60% and 100% groups was significantly greater than that of subjects in the 0% incentive group; however, the productivity of subjects in the l0%, 30%, 60% and 100% incentive groups did not differ.  相似文献

Crowdsourcing has rapidly developed as a mechanism to accomplish tasks that are easy for humans to accomplish but are challenging for machines. However, unlike machines, humans need to be cajoled to perform tasks, usually through some type of incentive. Since participants from the crowd are typically anonymous and have no expectation of an ongoing work relationship with a task requester, the types of incentives offered to workers are usually short-term monetary bonuses, which have had an inconclusive impact on crowdsourcing worker quality. In this paper, we explore the notion that the risk attitude of crowdsourcing workers may play an important role in the effectiveness of incentives on task accuracy. Traditional utility theories, such as prospect theory, depend on decisions made relative to a singular reference point, whereas the tri-reference point (TRP) theory (Wang and Johnson, J Exp Psychol Gen 141:743–756, 2012) holds that three reference points impact decision making. Using the TRP theory as a guide, we develop a game that provides workers with three reference points and subsequently explores the role of multiple reference points on worker risk aversion and task accuracy.  相似文献

Two major problems encountered in studies of the impact of work on health are the determination of which diseases and health states may be affected, and the separation of work from other factors affecting health. The greatest burden of ill-health may be due to the psychosocial work environment, rather than exposure to traditionally studied environmental agents. A common concern is with coronary heart disease (CHD). The author and his colleagues have been studying CHD, mental health and sickness absence, this last as a measure which combines social, psychological and physical functioning. Two longitudinal studies were conducted on civil servants, with the major aim of investigating the effect on health of occupational and other socioeconomic influences on white-collar workers. It was found that the lowest risk of CHD was in administrators, and the highest risk in the lower socioeconomic groups. Type A behaviour was higher in higher grades of worker. Lower-grade workers had less healthy lifestyle habits. It may not be possible to separate the effect of work from other influences on an individual, and it could be that the point of intervention should be not the individual but the environment.  相似文献

Motivation in HRD has traditionally been conceptualized as motivation to learn or motivation to train. This paper argues that this concept of motivation is too limited because it does not incorporate motivation to use learning to improve performance. Instead, a higher-order construct called motivation to improve work through learning proposed. The theoretical rationale for this higher-order construct is presented along with proposed measures. A confirmatory factor analysis is reported which provides initial evidence of validity. Implications for HRD research and practice are discussed.  相似文献
