A discussion of the need for organizational behavior management practitioners to shift their application paradigm from a dyadic perspective to a systems perspective is presented. Such a shift would improve the identification of performance improvement opportunities, reduce the effects of unintended contingency interactions, and help ensure sustainable improvement efforts. Nine performance system tools are described that assist the analyst in the design of a performance system and its long-term management and maintenance. Abstract

A common perspective is that behavior-based and person-based approaches to behavior change represent opposite poles of an intervention continuum. However, an integration of these approaches might not only be possible but necessary to develop optimal behavior-change interventions. A better understanding of person factors may help define the most appropriate intervention for a particular situation. Focusing on person factors such as employee perceptions and personality states will be accepted to the extent we can explain these factors in behavioral terms and demonstrate objective benefits with their application. This article attempts to integrate certain person factors into a behavioral framework for the purpose of both increasing behavioral intervention effectiveness as well as broadening the scope of OBM research.  相似文献

Leadership is one of the most examined factors in relation to understanding employee well-being and performance. While there are disparate approaches to studying leadership, they share a common assumption that perceptions of a leader's behavior determine reactions to the leader. The concept of leadership perception is poorly understood in most theoretical approaches. To address this, we propose that there are many benefits from examining leadership perceptions as an attitude towards the leader. In this review, we show how research examining a number of aspects of attitudes (content, structure and function) can advance understanding of leadership perceptions and how these affect work-related outcomes. Such a perspective provides a more multi-faceted understanding of leadership perceptions than previously envisaged and this can provide a more detailed understanding of how such perceptions affect outcomes. In addition, we examine some of the main theoretical and methodological implications of viewing leadership perceptions as attitudes to the wider leadership area. The cross-fertilization of research from the attitudes literature to understanding leadership perceptions provides new insights into leadership processes and potential avenues for further research.  相似文献

Reliability and higher levels of safety are thought to be achieved by using systematic approaches to managing risks. The assessment of risks has produced a range of different approaches to assessing these uncertainties, presenting models for how risks affect individuals or organizations. Contemporary risk assessment tools based on this approach have proven difficult for practitioners to use as tools for tactical and operational decision making. This article presents an alternative to these assessments by utilizing a resilience perspective, arguing that complex systems are inclined to variety and uncertainty regarding the results they produce and are therefore prone to systemic failures. A continuous improvement approach is a source of reliability when managing complex systems and is necessary to manage varieties and uncertainties. For an organization to understand how risk events occur, it is necessary to define what is believed to be the equilibrium of the system in time and space. By applying a resilience engineering (RE) perspective to risk assessment, it is possible to manage this complexity by assessing the ability to respond, monitor, learn, and anticipate risks, and in so doing to move away from the flawed frequency and consequences approach. Using a research station network in the Arctic as an example illustrates how an RE approach qualifies assessments by bridging risk assessments with value-creation processes. The article concludes by arguing that a resilience-based risk assessment can improve on current practice, including for organizations located outside the Arctic region.  相似文献

Leadership behavior has a significant impact on employee behavior, performance and well-being. Extant theory and research on leadership behavior, however, has predominantly focused on employee performance, treating employee well-being (typically measured as job satisfaction) as a secondary outcome variable related to performance, rather than as an important outcome in and of itself. This qualitative state of the science review examines the process by which leadership behavior (i.e., change, relational, task, passive) affects employee well-being. We identify five mediator groupings (social-cognitive, motivational, affective, relational, identification), extend the criterion space for conceptualizing employee well-being (i.e., psychological: hedonic, eudaimonic, negative; and physical), examine the limited evidence for differential processes that underlie the leader behavior-employee well-being relationship and discuss theoretical and methodological problems inherent to the literature. We conclude by proposing a theoretical framework to guide a future research agenda on how, why and when leadership behavior impacts employee well-being.  相似文献

效忠主管一直是华人组织经久不衰的议题,尽管已有文献认为员工效忠主管有助于提升其工作绩效,然而关于效忠主管通过怎样的具体机制来影响员工工作绩效却并未得到系统的阐释。本文以14家企业的360名员工为样本,探讨了效忠主管对工作绩效的影响机制,尤其是研究员工反馈寻求行为在其中的中介作用及员工权力距离的调节作用。分析结果表明,效忠主管对员工工作绩效、反馈寻求行为都有显著的正向影响;反馈寻求行为在效忠主管与工作绩效关系中起完全中介作用。另外,员工的权力距离负向调节了效忠主管与反馈寻求行为的正相关关系,即员工的权力距离越低,两者的正向相关关系越强。  相似文献

Although employees are recognized to be key for organizational new venture creation and strategic renewal (i.e., intrapreneurship), the current literature on intrapreneurship from an individual-level perspective is fragmented, and a valid measurement instrument is lacking. We address this gap and start with presenting a review of the current literature on employee intrapreneurship. Based on this review we define employee intrapreneurship as an agentic and strategic work behavior aimed at new venture creation and strategic renewal. Next, two studies are presented aimed at developing and validating a measurement instrument that captures employee venture behavior and strategic renewal behavior as two facets of employee intrapreneurship: the Employee Intrapreneurship Scale (EIS). In Study 1, the EIS was created and its factorial validity examined in three departments of a public organization (total N = 1,475). In Study 2, using a sample of private sector employees (N = 243), the convergent and discriminant validity of the EIS was tested using self-ratings of personal initiative, reward sensitivity, and punishment sensitivity, as well as their innovativeness and risk-taking behavior as rated by a close colleague. The results indicate that the Employee Intrapreneurship Scale is a valid and reliable instrument for capturing employee intrapreneurship in multiple contexts. The research question of this paper is, if and why countries need different legal approaches to whistle-blowing regulation. The paper specifically explores whether regulation approaches from other countries are suitable to regulate whistle-blowing in the German corporate governance system. First, it is clarified which factors influence the choice of the desired action—that is, “internal whistle-blowing”—and it is demonstrated that the underlying corporate governance system has a potential influence on these factors. Next, it is shown that the consistency of systems is responsible for the lack of success of some legal approaches of the whistle-blowing regulation in special corporate governance systems, whereas in other systems they can be very successful. Finally, the paper presents the requirements for whistle-blowing regulation that does not damage the consistency of the underlying corporate governance system. The findings support path dependence theory, which claims that legal approaches of one country cannot be transferred to other countries. Moreover, whistle-blowing literature is expanded by the fact that the underlying corporate governance system of a country influences the power and loyalty of the employee. It suggests new avenues for whistle-blowing research as well as for the potential convergence of corporate governance regulation. The findings offer insights for policy makers interested in the development of legal proposals for whistle-blowing regulation in their countries. Moreover, it provides a new perspective to enable managers of multinational firms to design whistle-blowing systems within different corporate governance systems.  相似文献

The design and use of performance measurement systems (PMSs) have received considerable attention in recent years. Indeed, industrial performances are now defined in terms of numerous criteria to be synthesized for overall improvement purposes. The analysis of the literature leads to the conclusion that most of the proposed approaches deal with a qualitative approach of this multi-criteria issue. But only a few quantitative models for PMSs have been proposed in order to better monitor the continuous improvement cycle. Among them, the one proposed by the authors, based on a Choquet integral aggregation operator, allows to express an overall performance according to subordination and transverse interactions between the criteria involved. But, as this model is nonlinear, it is useful to define pieces of information aimed at aiding the manager to improve the performance situation. Thus, this article is a contribution to the managers’ requirements for optimizing the improvement of the overall performance versus the allocated resources. In this view, indexes of efficiency and predictive improvement are proposed. The approach is applied to a case study submitted by a company manufacturing kitchen and bathroom furniture which wants to upgrade the monitoring of its “environment and quality improvement plan”.  相似文献

In this paper, we use the methodology of simulation to evaluate six approaches for handling employee requirements in an LP-based labour tour scheduling heuristic. We model employee requirements both as minimum acceptable staffing levels—where understaffing is unacceptable—and as target staffing levels—where both under- and overstaffing are acceptable. For each representation of employee requirements, we evaluate forms of the heuristic that use problem-specific and problem-independent information on the costs of employee surpluses and, if appropriate, employee shortages. Over an extensive test data set, the target-staffing approach using problem-specific cost information outperformed all other procedures. Specifically, it generated schedules costing less than 87% of those developed using the approach most commonly found in the literature. Its schedules were also almost 5% cheaper than those of its closest competitor. We discuss the managerial and research implications of the findings and provide suggestions for future research.  相似文献

Abstract

This paper extends the approach of Lean transportation to improve the performance of emergency medical processes (EMP) by adapting its main concepts into the main characteristics of the EMP environment. The paper is based on an inductive theory-building process initiated from a case study in the field of emergency medical services. The development of the suggested performance improvement approach triggered from an exhaustive analysis of a process involved and an exploratory review of the existing improvement approaches available. The process of concern can be described as a specialized transportation process, where human lives are at risk. Its characteristics led to a natural application of Lean transportation. The results include, a novel approach for improving the agility and efficient EMS processes. This is validated with an application for improving ambulance response times and turnaround times of the Red Cross operations located in Monterrey, Mexico. The approach proved to be an integrated scheme for identifying waste opportunities at a systems level. This characteristic is important to let operations management prioritize improvement efforts in a limited budget situation. This work suggests the application of the emerging Lean transportation approach for increasing the agility performance of EMS processes.  相似文献

Managing pay systems is one of the most controversial and hotly debated areas of human resource management in which contingency theory approaches have dominated over the past few decades. The paper exposes the inadequacies of contingency approaches to pay system design and implementation and assesses the implications of more recent 'best practice' approaches, debating the role of pay within the HR bundle. It then reviews research evidence on the objectives and outcomes of different forms of variable pay, with close attention devoted to the role of employee participation in achieving pay system effectiveness. The significance of employee perceptions of distributive, procedural and interactional justice is explored as a means of explaining why employee participation in pay system management appears to be such a critical success factor. The paper concludes by arguing that we need to move away from a fixation with 'best practice' to a focus on 'best process' as a lens through which to investigate the design, implementation and management of pay systems.  相似文献

Drawing from recent theory and research on empowerment and resistance, data on leader behaviors and follower responses were collected from superior–subordinate dyads in 179 public high schools. Structural equation modeling revealed that empowering leadership was associated with higher employee performance and satisfaction, as well as reduced dysfunctional resistance. Also, employee dysfunctional resistance partially mediated the relationship of empowering leadership with (a) employee performance and (b) employee satisfaction. These results are interpreted as supportive of a perspective that endorses the utility of empowering leadership at the dyadic level within a hierarchical power structure.  相似文献

员工创新是企业创新驱动的重要推动力和提升其核心竞争力的关键。当前中国组织情境中,存在着两种不同性质的员工创新行为:主动性员工创新行为和被动性员工创新行为,两者所产生的创新绩效存在巨大差异。然而,现有文献对被动性员工创新行为研究不足,理论研究已经无法适应实践的需要,因此,有必要将两种不同性质的员工创新行为放在一个框架下进行研究,以丰富创新行为的研究内涵。本文以新兴的领导发展取向——分布式领导为切入点,引入组织支持感作为中介变量,上下级关系和价值观匹配作为调节变量,构建了分布式领导对主动性-被动性员工创新行为的作用模型。为了验证该模型,以408名知识型员工为研究对象,通过多元回归分析的方法进行检验,研究结果发现:分布式领导对主动性员工创新行为具有正向影响,对被动性员工创新行为具有负向影响;组织支持感在分布式领导与主动性-被动性员工创新行为之间起中介作用;上下级关系和价值观匹配正向调节分布式领导与组织支持感之间的关系,并进一步验证了有调节的中介作用。同时,上下级关系和价值观匹配交互调节了分布式领导与组织支持感之间的关系。本文研究为解构中国创新管理实践中纷杂多样的创新行为提供了理论诠释,丰富了中国情境下的创新管理理论。  相似文献

本文基于角色理论,探索员工敬业度、工作绩效与工作满意度之间的关系,以及工作绩效在员工敬业度与工作满意度之间的中介作用。利用在职学生的137份调查数据进行统计分析,结果显示,中国文化背景下,工作绩效也包括任务绩效和关系绩效两个维度;员工敬业度、工作绩效和工作满意度之间存在显著正相关;工作绩效在员工敬业度与工作满意度之间起完全的中介作用。  相似文献

Today's volatile environment and pressure for continuous improvement require leaders to play a central role in fostering and nurturing employee proactivity. Effective leaders use their communication skills as a key tool to motivate employees to achieve organizational goals. In this study, we tested a model in which leader motivating language (manifested as direction-giving, empathetic, and meaning-making language) fosters the development of employee proactive behavior by shaping a psychological context of meaningfulness and cultivating a motivational state of employee vitality. The findings indicate that the leader motivating language is related directly and indirectly, through psychological meaningfulness, to employee vitality. We also found that psychological meaningfulness and employee vitality are mediating mechanisms through which leader motivating language can result in enhanced employee proactivity. This study advances theory and research on employee proactivity as a contingency of leadership motivating language by integrating three emerging streams of research—relational leadership, relational communication, and proactivity. Theoretical and practical implications are discussed.  相似文献

Multidivisional and decentralized firms often operate inefficiently. In most cases, central management's instruments to influence its branches' behavior are limited. Although relative performance evaluation has been argued to be of great use in defining incentive mechanisms, such approaches cannot be transferred easily to internal performance management. We approach this issue by changing the perspective of performance evaluation. Based on the recently introduced CRA-DEA model, we develop a new super-efficiency measure that enables to establish purposive intra-organizational incentive mechanisms. By means of a numerical example, analyzing the performance of a German retail bank, the applicability of our measure is shown and compared to standard DEA models. Centralized super-efficiency seems able to suit the specific needs of intra-organizational performance management.  相似文献

This research attempts a more contextualized approach to examining organizational citizenship behavior (OCB). Borrowing from theory in international and cross cultural management as well as organizational behavior, context is conceptualized as multi-level and as a shaper of meaning and variability in employee citizenship behaviors. By centralizing the unique socio-cultural, political and historical national context (i.e., omnibus context) of Lebanon at the core of our theorizing, we hypothesize, contrary to previous research, a positive relationship between idiocentrism and employee engagement in organizational citizenship behaviors. Furthermore, we explore the influence that unit level OCB (i.e., discrete context) has on the idiocentrism–OCB relationship. Our analysis confirms the positive relationship between idiocentrism and OCB in this unique context. In addition, our cross-level analysis suggests that in workgroups with higher levels of unit level OCB, idiocentrism is more strongly related to employee engagement in OCB. The findings highlight the value added in contextualizing research on OCB and employee behavior in general.  相似文献

Ecological risk assessment embodied in an adaptive management framework is becoming the global standard approach for formally assessing and managing the ecological risks of technology and development. Ensuring the continual improvement of ecological risk assessment approaches is partly achieved through the dissemination of not only the types of risk assessment approaches used, but also their efficacy. While there is an increasing body of literature describing the results of general comparisons between alternate risk assessment methods and models, there is a paucity of literature that post hoc assesses the performance of specific predictions based on an assessment of risk and the effectiveness of the particular model used to predict the risk. This is especially the case where risk assessments have been used to grant consent or approval for the construction of major infrastructure projects. While postconstruction environmental monitoring is increasingly commonplace, it is not common for a postconstruction assessment of the accuracy and performance of the ecological risk assessment and underpinning model to be undertaken. Without this “assessment of the assessment,” it is difficult for other practitioners to gain insight into the performance of the approach and models used and therefore, as argued here, this limits the rate of improvement of risk assessment approaches.  相似文献
