As a developing and most populous nation in the world, the People's Republic of China (P.R. China) faces unique challenges and opportunities in developing its tremendous human resources. Since its policy of ‘reform and open-door’ was initiated in the late 1970s, China has moved steadily towards establishing a nationwide policy of developing human capital and adopting practical measures of implementation. The paper identifies key themes of developing human capital at different levels: in government, business and families. The paper also discusses unique historical, social, political and cultural influences on the determination of such national policies and strategies. Different approaches to developing human capital are discussed for different sectors: state-owned enterprises (SOEs) and private-owned business.  相似文献

Upon initiating relationships, people engage in a process of identity negotiation through which they establish their respective identities. Once established, people's identities define their mutual expectations, obligations, and indeed, the very nature of their relationships. This chapter presents a rudimentary theory of identity negotiation, with emphasis on how such negotiations unfold in the workplace. We first discuss the nature and history of identity negotiation, noting similarities and differences between identity negotiation and related constructs. Next we describe the successive phases of the identity negotiation process and identify the principles that ideally govern how that process operates in work contexts. We then discuss how identity negotiation processes may be leveraged for organizational change and how the state of identity congruence may contribute to innovation. We conclude by noting questions that remain for future research on identity negotiation.  相似文献

This paper analyses the relationship between environmental proactivity and business performance on a sample of 186 industrial companies. This relationship is approached by studying a bundle of relationships between different dimensions or manifestations of environmental proactivity and different measures of business performance. The analysis in part supports the idea that environmental management can bring about competitive opportunities for companies, although it also reveals that some environmental practices produce negative effects. It is thus concluded that there is no one single response for the question of whether environmental proactivity has positive effects on business performance and that this relationship must be disaggregated into more specific and concrete relationships.  相似文献

During recent years many researchers have criticized the widely used scales on psychological job demands. For instance, they comment that in most cases different types of demand seem to be mixed in one measure. In this paper we analyse the scale on quantitative job demands in the recently developed Copenhagen Psychosocial Questionnaire (COPSOQ), with special emphasis on Differential Item Functioning (DIF). DIF refers to basic differences between groups of respondents, which may affect how they respond to questionnaire items. The data material for our study comprised a representative sample of Danish employees. The respondents were categorized into 32 specific jobs according to the International Standard Classification of Occupations (ISCO 1968). We analysed DIF with respect to the respondents' jobs with logistic regression analyses. These analyses showed that the items used in the original demand scale functioned very differently for different jobs in the population. The conclusion is that scales on quantitative demands are very sensitive to the choice of specific items. If many items on fast work pace and tempo are included in a scale, a number of blue-collar jobs will be identified as high-demand jobs. If, on the other hand, many questions on long working hours and overtime are included, the use of the scale will result in an entirely different picture. This issue has so far received little attention in occupational health psychology. The results have wide theoretical and methodological implications for research on quantitative job demands.  相似文献

Organizational leaders and scholars have long regarded social sexual behavior in the workplace as deviant, harassing in nature, and something that organizations must eliminate to ensure maximal performance. Regardless of this perspective, however, social sexual behavior is an inescapable feature of human interaction that cannot be completely controlled in organizations. Moreover, there are many aspects of social sexual behavior that have not been considered or granted enough research attention to entirely warrant the broad assumption that social sexual behavior is always problematic to organizations and individuals. In the current paper, we highlight these under-researched or ignored facets of social sexual behavior. First, we consider the potential buffering effects that consensual social sexual behavior at work can offer to those involved, in terms of protecting them from the negative impact of workplace stressors. Next, we discuss the ways in which social sexual behavior is used as a tool of social influence at work. Finally, we consider the role of social sexual behavior at work as a precursor to the development of romantic relationships among employees. Throughout this discussion, we highlight both the potential benefits and drawbacks of engaging in social sexual behavior at work rather than adopting the perspective that all social sexual behavior at work is harmful. We encourage future research to consider all angles when investigating social sexual behavior at work, so as not to be completely detached from the reality that social sexual behavior can be consensual and sometimes enjoyed.  相似文献

Employees at all organizational levels have influence over their subordinates, their colleagues, and even their bosses. But are they aware of this influence? We present evidence suggesting that employees are constrained by cognitive biases that lead them to underestimate their influence over others in the workplace. As a result of this underestimation of influence, employees may be reluctant to spearhead organizational change, discount their own role in subordinates’ performance failures, and fail to speak up in the face of wrongdoing. In addition to reviewing evidence for this bias, we propose five moderators that, when present, may reverse or attenuate the underestimation effect (namely, comparative judgments, the objectification or dehumanization of an influence target, the actual degree of influence any one influencer has, the means of influence, and culture). Finally, we offer some practical solutions to help employees more fully recognize their influence over other members of the organization.  相似文献

Abstract

The aim of this study was to investigate whether employees experience emotional drain when they witness unpleasant interactions between coworkers. This was tested in a sample of staff in a UK hospital department, which included nurses, doctors, specialists and administrative staff. The study used a diary method in which participants recorded their reactions to over 1000 interpersonal interactions between coworkers across 15 work days. Multilevel analyses indicated that staff felt significantly more emotionally drained after witnessing unpleasant interactions compared to pleasant ones. This effect was mediated both by what the staff felt in response to what they witnessed and by the extent to which they controlled their feelings. Staff felt more emotionally drained when they took the perspective of the target to a greater extent and when they witnessed interactions directly (first-hand) rather than indirectly (hearsay). Witnesses appear to be vulnerable to emotional depletion because they experience an affective reaction and self-regulate their own emotional response to what they have seen or heard. This third-party effect on the witnesses of unpleasant interactions has the potential not only to have a negative effect on the individual but to pervade the organisation.  相似文献

If behavioral ethics research from the past two decades has taught us nothing else, it has made it abundantly clear that humans are morally fallible. Indeed, there are everyday examples—in the workplace and beyond—of people who unwittingly violate their personal moral values, finding numerous ways to rationalize and justify otherwise morally objectionable behavior. In this article, we argue that acknowledging one’s own moral fallibility and developing moral humility can be an influential step in helping bridge the gap between a person’s values and behaviors. Specifically, we define and make the case for moral humility as a fundamental virtue that can help people better avoid unethical behavior and enable virtuous behavior. Specifically, we explore the potential effects of having low (insufficient), high (optimal), and extremely high (excessive) levels of moral humility on multiple outcomes at the individual, interpersonal, and organizational levels. Our hope is to encourage future research on this important but underexamined construct.  相似文献

Today's volatile environment and pressure for continuous improvement require leaders to play a central role in fostering and nurturing employee proactivity. Effective leaders use their communication skills as a key tool to motivate employees to achieve organizational goals. In this study, we tested a model in which leader motivating language (manifested as direction-giving, empathetic, and meaning-making language) fosters the development of employee proactive behavior by shaping a psychological context of meaningfulness and cultivating a motivational state of employee vitality. The findings indicate that the leader motivating language is related directly and indirectly, through psychological meaningfulness, to employee vitality. We also found that psychological meaningfulness and employee vitality are mediating mechanisms through which leader motivating language can result in enhanced employee proactivity. This study advances theory and research on employee proactivity as a contingency of leadership motivating language by integrating three emerging streams of research—relational leadership, relational communication, and proactivity. In recent years, research from various disciplines, including social psychology, sociology, economics, gender studies, and organizational behavior, has illuminated the importance of considering the various ways in which multiple social categories intersect to shape outcomes for women in the workplace. However, these findings are scattered across disciplines, making it difficult for organizational scholars to leverage this knowledge in the advancement of gender research. The purpose of this review is to assemble these findings to capture how gender and race, when considered in tandem, can generate new understandings about women of different racial groups and their experiences in the workplace. We first provide a review of both historic and contemporary interpretations of the intersectionality concept. Next, using an intersectional framework, we review key findings on the distinct stereotypes ascribed to Black, Asian, and White women, and compare and contrast the differential impact of these stereotypes on hiring and leadership for these subgroups of women. Building from these stereotypes, we further review research that explores the different job roles that Black, Asian, and White women occupy, specifically focusing on the impact of occupational segregation, organizational support, and the motherhood penalty. Finally, we examine how the frequency, emotional toll, and legal implications of sexual harassment can vary for women of differing races. Through this review, we bring attention to the pitfalls of studying women as a monolithic category and call for organizational scholars to consider the role of intersectionality in shaping workplace outcomes.  相似文献

Abstract

In this study, the impact of psychosocial work characteristics on illness and work absenteeism has been examined. The study group consisted of 133 civil servants (33 men and 100 women) with a mean age of 43 years (range 21-65 years). Psychosocial work characteristics, social support, quality of life, work absenteeism, psychosomatic and gastrointestinal symptoms were assessed by means of questionnaires. Five different work support or functions were identified by factor analysis: appraisal support, belonging support, instrumental support, emotional support and supportive atmosphere. The analysis showed that work absenteeism was associated with lower belonging support and a less supportive atmosphere. Furthermore, psychosomatic symptoms were associated with lack of support at work, measured as belonging support, instrumental support and supportive atmosphere. Gastrointestinal symptoms were associated with lack of belonging support and lack of social integration outside work. A bad general health status was associated with lack of insrumental support. The association between work absenteeism and social support at work was confirmed in multivariate analysis with control for confounding factors. In this analysis, high work strain and low social support were associated with a lower quality of life, which in turn was associated with increased absenteeism. Although there are well-known difficulties in drawing causal conclusions from cross-sectional studies, it seems reasonable to conclude that social support at work is an important factor to take into consideration when analysing illness and absenteeism from work.  相似文献
