职业成长与离职倾向:职业承诺与感知机会的调节作用   总被引:6,自引:0,他引:6  
本文构建了职业成长对离职倾向的关系模型,实证分析了职业成长对离职倾向的作用机理。识别了职业成长与离职倾向关系中的两个重要调节变量,即职业承诺和感知机会。通过对九个城市961名企业员工的调查,采用回归分析处理数据,研究结果表明:职业成长对离职倾向具有很好的预测作用,职业成长四个因素对离职倾向均存在显著的影响;职业目标进展与职业能力发展交互作用于离职倾向;职业承诺越高的员工,他们对自身的职业能力发展、晋升速度越加关注,更可能会因为职业能力发展受限和晋升速度缓慢而产生高的离职倾向;随着员工感知机会的增加,职业成长对离职倾向的预测作用逐渐增强。  相似文献

通过对江苏某船舶有限公司员工离职情况的调查,利用层次分析法对影响员工离职维度进行实证分析。结果显示,工作压力和报酬公平是影响生产车间和职能部门员工离职的主要维度,职业成长度和组织承诺是影响技术部门和管理层员工离职的关键维度。企业整体员工离职分析,职业成长度、报酬公平、组织承诺和企业文化是导致员工离职行为的主要维度。工作压力和个人因素也是导致员工离职的维度不显著。  相似文献

对中国情景下知识型员工的职业召唤对组织承诺、工作满意度、离职意愿等工作态度的影响以及职业承诺在职业召唤与上述工作态度的中介作用进行实证检验。基于自我决定理论和已有关于召唤的相关研究结论,提出职业召唤-职业承诺-工作态度的关系假设模型,并以981位国有、民营及外(合)资企业的知识型员工作为研究对象,通过结构方程建模进行实证检验。研究结果表明,中国情景下知识型员工的职业召唤对组织承诺、工作满意度和离职意愿均有显著正向影响,职业承诺完全中介职业召唤与工作满意度和离职意愿的关系,部分中介职业召唤与组织承诺的关系。在中国情景下验证西方关于职业召唤的研究结论,结果表明职业召唤的培养对企业知识型员工的职业承诺、组织承诺和工作满意度均具有十分重要的作用,为职业召唤理论在中国情景下的验证和完善以及知识型员工的管理理论和企业实践提供新的视角。  相似文献

已有研究证明职业承诺和组织承诺是决定员工工作行为的关键因素.本研究以项目经理为研究对象,通过问卷调查来了解他们的职业承诺、组织承诺以及其他相关变量的水平.调查数据用sPss软件进行分析,结果显示,具有项目管理硕士学位的项目经理职业承诺水平显著高于其他人员.项目经理的职业承诺和组织承诺积极相关,其交互作用对工作满意度有积极影响.这些研究结论对实现项目管理人员的职业化和制定组织的管理策略有应用意义.  相似文献

组织气候被认为是介于组织系统与员工行为之间的桥梁,成为组织管理理论研究中的一个热点.分析了中国企业组织气候各个维度对员工的组织承诺和工投入的影响作用以及企业性质的不同导致员工对组织气候感知的差异.研究发现,组织气候中管理风格维度对员工的价值承诺有影响,组织科层性、人际关系和管理风格三个维度都对员工的留职承诺有影响,人际关系维度对员工的努力承诺有影响,管理风格和人际关系两个维度对员工的工作投入有影响;另外,不同企业性质的组织气候各维度均值之间差异没有显著性,员工的工作投入和价值承诺的差异有显著性.根据研究结果为中国企业管理者改善组织气候、提升员工的工作投入和组织承诺提出了切实可行的建议.  相似文献

企业员工职业成长研究:量表编制和效度检验   总被引:1,自引:0,他引:1  
本文构建并检验了职业成长四维结构模型,开发了员工职业成长测量量表。在文献研究的基础上,分析了职业成长与相关概念之间的联系与差异。采用访谈、半结构化问卷获取原始数据,结合国外相关研究量表,经归类、汇总和预试修订等多个步骤确定职业成长初始量表。通过项目分析、探索性因素分析等方法筛选确定正式量表,运用验证性因素分析验证了职业成长的四维结构模型。实证研究发现,员工职业成长是个四因素构想,包括职业目标进展、职业能力发展、晋升速度和报酬增长。论文还对继续深入开展员工职业成长研究提出了几点展望。  相似文献

本文在整合了已有职业妥协相关研究的基础上,探讨了职业妥协的概念和结构,并通过访谈、开放式问卷调查等方法初步编制了职业妥协量表;运用项目分析、探索性因素分析、验证性因素分析等方法,对初步编制的量表进行修订和验证。结果表明,员工职业妥协的主要结构包括发展机会妥协、职业匹配妥协和社会期望妥协3个方面,所开发的量表具有良好的信度、效度。其次,本文基于两波次的数据,检验了职业妥协对后续的职业承诺与工作倦怠的影响作用,结果表明,职业妥协与职业承诺负相关,与工作倦怠正相关,在职业妥协的3个因子中,社会期望妥协对预测职业承诺和工作倦怠的增值效度最低,而职业匹配妥协的增值效度最高。  相似文献

本文编制了结构化的企业员工组织公民权行为、组织承诺和领导行为的问卷,对企业的200名员工进行了实地调查.用积极主动维度、组织忠诚和帮助维度来衡量组织公民权行为;用情感承诺、规范承诺和持续承诺来衡量组织承诺;用支持型领导行为来代表领导行为.分析结果显示,员工个体的差异与组织公民权行为存在相关关系.支持型领导行为对组织公民权行为(积极主动、组织忠诚、帮助行为)具有积极的影响.组织承诺的不同维度与组织公民权行为的不同为也存在相关关系,而且不同维度之间的关系也不相同.  相似文献

顺应从沟通方式向具体沟通行为研究转变的大趋势,基于上下级人际互动的微观视角,旨在探讨领导友好关系管理(Leader Rapport Management)对员工情感承诺的影响与作用机制。以山东、河南、北京等地297名员工为被试,以spss17.0与Amos21为统计分析工具,验证了White et al(2012)开发的三维度LRM量表的生态效度。研究结果表明:LRM整体对员工情感承诺有显著正向影响,其中社交维度的影响大于自我维度,自主维度对员工情感承诺的影响并不显著;LRM整体与其各维度对LMX有显著正向影响,证实了LRM是解释LMX形成的有效理论;LMX对员工情感承诺具有显著正向影响;LMX对LRM整体、自我维度、社交维度与员工情感承诺的关系具有部分中介作用,同时LMX对LRM整体与员工情感承诺的关系具有负向调节作用,证实了LMX在LRM与员工情感承诺关系中扮演着中介与调节的双重角色,揭示了LRM对员工情感承诺影响的作用机制与边界条件。最后,讨论了研究的理论意义、管理实践意义、研究局限与未来研究展望。  相似文献

This paper provides an experiential exercise to increase understanding of employees' career motivation and commitment and its relation to employees' perception of identity, insight, and resilience. Three separate conditions influencing employee attraction to career orientation are self-identity, insight, and resilience. These three component dimensions of employee career motivation are outlined and used to define an eight-phase crescendo model through which individuals tend to pass in their decision to form an affective career commitment. The analysis supports the notion of a stepwise movement from identity to insight to resilience in strengthening employees' career motivation and demonstrates how progressive phases are associated with career commitment. Although the levels and phases are progressively prepotent and valenced in predicting employee propensity to form an enduring career commitment, different patterns and paths through the phases for individuals are indicated.  相似文献

运用问卷调查方法,研究了自我职业生涯管理(ICM)以及职业承诺对职业生涯成功的影响及其影响机制。职业生涯成功包括职业生涯竞争力和满意度2个因素,通过对IT行业员工调查所获得的315份有效问卷的数据分析,发现在控制了人口学变量后,ICM和职业承诺仍然对职业生涯成功有预测作用,而且职业承诺的影响部分地通过ICM中介影响职业生涯成功。  相似文献

The transfer of company-assigned expatriate employees from balance sheet expatriate contracts to local contracts is an alternative international assignment compensation strategy increasingly adopted by global corporations. Despite its growing popularity, there is a significant lack of research on the impact (both professional and personal) of transferring employees from expatriate to local contracts. The purpose of this qualitative case study was to investigate this emerging international HR trend, with specific focus on exploring the experiences of career transition of company-assigned long-term expatriates (delayed localization) to local contracts at multinational organizations located in Sweden and America. Eight individual cases were analyzed. Findings revealed that localization was an unexpected career transition, a negative type of career shock, characterized by limited support from employers, mentors, and local colleagues. The findings further indicated that localization was a type of career transition rather different from other previous career transitions experienced by participants; it represented a major career and life transition. Based on the findings, we proposed HRD interventions to assist expatriates during the transition from expatriate to local contracts. Areas for future research are also suggested.  相似文献

基于复合时空背景下28家企业的495名新生代员工和438名非新生代员工的调查问卷,考察新生代员工的期望差距对其离职意向的影响机制、职业承诺的中介作用以及环境自由的跨层调节作用,并运用多层次线性模型对跨层数据进行统计分析。研究结果表明:期望差距是“80后”和“90后”新生代员工离职意向的重要前因变量;职业承诺在“90后”新生代员工的期望差距与其离职意向之间起着部分中介作用,但是在“80后”新生代员工期望差距(现实工作与自我工作)与离职意向之间的中介作用不明显;组织环境自由对“90后”新生代员工的期望差距与离职意向的关系之间起到负向跨层调节作用,但在“80后”新生代员工的期望差距与离职意向的关系之间没有起到负向调节作用。  相似文献

This study explored whether career orientation is stable and whether predominant types exist by looking at the differences in specific demographic variables (age, years of work experience, employment level, gender, type of job and education level). These were examined through the framework of career success orientation in a Korean wireless communications company. The findings show that career success orientations were not the same by age, length of work experience, and employment level, and dominant career success orientations were based only on education level. The results imply that there are either generation differences or changes in career orientation and that theoretical re-investigation is needed in researching dominant career orientation by gender.  相似文献

The article reports a study the objective of which is to explore the experience in networking of a group of high-flying women academics (HFWAs) and its impact on career development. Data were gathered using in-depth interviews to 31 women professors who have been identified as high-flyers. Networking had brought them to fast upward career mobility. The themes that relate to the influence of networking to their career are: (i) graduate study paved the way for international networking; (ii) networking created win-win situation for both individuals and institutional partners; and (iii) personal factors contributing to networking. Findings are significant to other academics particularly women who are aspiring to be in the fast-track career.  相似文献

We propose a model that explains the complex phenomenon of successful career at work, and focuses on the antecedents of professional vitality at the workplace. The model sheds light on the role of professional vitality as an essential ingredient for successful careers. Using a survey design, we tested our model with a sample of 545 managers and professionals. The findings suggest effects of career attitudes on career outcomes, mediated by professional vitality. The relationship between professional vitality and age at work environment forms an inverse U shape curve, peaking at age of fifties, an optimistic note for the global aging workforce.  相似文献

The concept of the protean career has been discussed in the career development field over the last three decades. The main purpose of this study was to conduct an empirical assessment of the individual protean career attitude and investigate the relationships between the protean career attitude and other variables such as organizational learning climate, individual career-enhancing strategy and work orientation. The hypotheses were investigated through a correlation and a path analysis of data from 244 employees of a Korean financial company. The results provide useful information on the direct effects of career-enhancing strategy and work orientation on the protean career attitude. In addition, an indirect effect of organizational learning climate was identified.  相似文献

The present study aims to enhance researchers' understanding of career self-management behaviour by introducing proactivity along with human capital variables into the analysis. By modelling employees' career strategies, this empirical investigation assesses the relative importance of human capital predictors as well as that of proactive personality. A survey was conducted using a structured questionnaire. There were 328 participants in the survey, consisting of individuals working for firms across all sectors of the Greek economy. Factor analysis was used to form implemented career strategies reported in the survey. Regression analysis was applied for assessing the impact of each predictor on career self-management behaviour. The main findings indicate that the primary sources behind shaping employees' career strategies are their own proactive personality and their work experience in full-time jobs. The importance of combining human capital variables with employees' proactivity in modelling career development is stressed by the present study.  相似文献

The current study examines how organizational career management – i.e. activities undertaken by schools in order to plan and manage teachers’ careers – relates to teachers’ career self-management – i.e. teachers steering their careers by means of searching for opportunities, networking, or seeking supervisory support. Moreover, it examines the mediating roles of occupational self-efficacy and learning goal orientation in this relationship. Mediation analysis in SPSS, using the PROCESS macro of survey data from 220 Dutch secondary school teachers, showed that positive relationships between organizational career management and career self-management were mediated by occupational self-efficacy and learning goal orientation.  相似文献
