A survey is presented of the degree to which organizational behaviour is found to vary between national cultures. The conceptual framework provided by Hofstede (1980) is used to interpret many of the differences reported. Aspects of organizational behaviour which are examined include classifications of managerial values by national culture, organizational structure, leadership behaviour, negotiation processes and human resource management policies. Some of the implications of the differences found for multicultural management, for career development and for training programmes are then explored. It is concluded that there is an increasing need to prepare managers for multicultural experience and to ensure that evaluations of selection, training and career planning are more firmly grounded than is apparent from the present literature.  相似文献

The concept of Market-Focused Management posits that the ultimate goal of the organization is the satisfaction of custumers' needs. In doing so other objectives of the firm, including financial objectives such as increasing shareholder wealth and long term profitability, will be achieved. The chief marketing and financial officers of the Fortune 1000 firms were surveyed regarding their personal values and a variety of organizational values relating to company stakeholders, organizational goals, appropriate strategies and tactics, competitive strengths and advantages. While both groups exhibited some differences, there was a startling amount of consensus in all areas surveyed. Both groups ranked shareholders and customers as the two most important stakeholders. While the overall goal of customer satisfaction was ranked by both groups as the most important organizational goal, the means to achieving that end differ somewhat. While a large number of organizational values were related to personal value strength, there was little overlap in the relationships between the two groups, although both groups are overwhelmingly driven by other-focused values such as warm relationships with others, sense of belonging and being well respected. Thus, it was concluded that similar personal values lead marketing and financial managers to substantially different attitudinal schema in their approach to managing their responsibilites. Management training as a facilitative process in organizational change is a complicated undertaking even in the most innovative companies in the West. The Russian context adds problems of cultural and management unfamiliarity with the socio-business and the political environment within which Western management trainers operate. In the early 1990s 180 Russian senior managers from four large state corporations participated in a training-needs analysis, which was to estimate the level of knowledge of how market economy concepts work in the West. They were asked to 1) state their organization's training objectives, 2) indicate their understanding of the process, and 3) indicate the level of their personal ownership in carrying out the training objectives. The results showed that Russian top industrial management had no experience of top decisionmaking processes, and individually they felt disorientated by the collapse of the former Soviet Union. Their historical understanding of their professional roles and distrust of the present changes left them demotivated and without any constructive personal aspirations. By 1998, after a period of focusing solely on financial auditing training, large Russian companies began to be interested in management training and development programmes. These findings have some basic cultural implications for Western trainers working with Russian management.  相似文献

Based on a stakeholder-oriented conceptualization of corporate social responsibility (CSR), this paper offers a multi-dimensional, dynamic perspective which integrates moral, cultural and strategic aspects of the CSR development process, together with its organizational implications. Therefore, the authors link existing stage models of CSR development with stakeholder culture and social responsiveness continuums and provide a consolidative model which highlights a seven-stage development process towards CSR, articulated around three cultural phases (i.e. CSR reluctance, CSR grasp and CSR embedment). In a context in which literature on CSR development and implementation tends to be overly segmented, this consolidative model integrates organizational values and culture together with management processes and operations. In its emphasis on the importance of the organizational context and characteristics in analyses of organizations' CSR development, the proposed consolidative model offers novel research perspectives and highlights the relevance of adopting a phase-dependent approach.  相似文献

While the act of faith approach to management development assumes that training and development will improve performance, and that attention to the people factor will give organizations a competitive advantage, there has been little systematic study of the business benefits of management development. The extent to which competence-based management development made identifiable improvements to individual, organizational and business performance was examined in sixteen organizations using an in-depth embedded case-study protocol developed following the preparatory work of an expert group convened by the Department for Education and Employment (DfEE). Interviews were conducted with senior strategic managers, line managers and members of management work teams, and triangulation was sought with documentary evidence. Case reports were validated with the organizations, then evaluated and ranked by an independent consultancy not involved in the fieldwork. The results provide support for attributing business benefits to management development, particularly in relation to individual and business performance. The performance improvements were found to be most significant where management development is linked with organizational strategy and where Human Resource Development (HRD) systems and processes adopt the management standards developed by Management Charter Initiative (MCI).  相似文献

The changing business environment has challenged organizations to explore unique ways to ensure the success of online training initiatives. Thus, project teams, including training managers, should not only support organizational training and development initiatives; but, they also need to use project-focused, planning models for implementation. This paper proposes a model that is an extension of the model for business and training partnership developed by Price. The proposed model includes the integration of project management, human resource development (HRD), and business teams in order to enhance the success of training implementations through a sequential, planned framework. The model includes phases, best practices, and supporting tools to assist in managing and administering training and development projects. The approach developed in this research includes an account of the activities associated with initiating, planning, executing, monitoring and controlling, and closing processes for an online training initiative conducted in an oil and gas organization. This research also discusses implications of the proposed model for HRD professionals, because they are typically the champion of training and development initiatives within organizations today.  相似文献

Change of values in organizations and enterprises as an issue to organization counselors Ethical issues are hardly ever explicitly formulated in the process of supervision or organizational development. However they have a strong impact on the everyday procedures of an organization in the form of conflicting values and goals. The costs of such unresolved conflicts for organizations and enterprises should not be underestimated. Organization counselors have the adequate potential to facilitate even complex processes of value changes within an organization. The following article explains by an example how the controversies about conflicting interests based on value issues can be adressed in the context of an organizational development process. In this article, we argue that the organizational climate regarding ethics — the shared perception of what is ethically correct behavior and how ethical issues should be handled within an organization — is an outgrowth of the personal values and motives of organizational founders and other early organizational leaders. We begin by arguing that one common label for the climate regarding ethics construct — “ethical climate” — is inappropriate. We also argue that climate regarding ethics has an impact on organizational outcomes, including organizational outcomes that do not have explicit ethical components. We propose that this impact largely occurs through the mediating mechanisms of organizational cohesion and morale. We conclude by discussing the variety of antecedents and outcomes related to climate regarding ethics.  相似文献

This paper examines standard-setting and standardization processes currently being undertaken in the human resources field and makes a ‘call to action’ for human resource development (HRD) scholars and practitioners to influence these developments. The paper provides a reflexive ‘insider account’ of HR standards development combining personal experience with theoretical perspectives; ‘grey’ and practitioner literatures; and secondary data sources. Drawing on scholarly literature sources, opportunities and dilemmas of standardization processes in the HR field are discussed. Grounded in the standardization literature, alternative approaches to system-wide (meta) standards are identified. Drawing on publically available information, different standardization approaches in USA and UK are discussed. The paper critiques the dominant performance-orientated paradigm and ‘rules-based’ approach to standards and argues for an alternative, principles-based approach for HR standardization to support sustainable individual and organizational performance. These issues have important consequences for HRD identity, pedagogy, education, and practice. In addition to the development of an original typology of emerging HR standardization, the paper contributes a new perspective to debates about the identity, values, purpose, and contribution of HRD and the relationship between HRD and human resource management (HRM).  相似文献

This survey study examines the relationship between employee attitudes related to training and organizational commitment among a sample of nurses in New Zealand and the United States. The magnitude of recent restructuring to New Zealand's public health system allows for an examination of employee attitudes towards training and organizational commitment in comparison to nurses from similar sized hospitals in the United States. Results show that perceived access to training, supervisory support for training, motivation to learn from training and perceived benefits of training were positively related to the affective and normative components of organizational commitment. Several significant differences were found on both training and organizational commitment variables between New Zealand and the United States. The findings are discussed in terms of their theoretical and practical application to human resource development (HRD) outcomes and the management of HRD in health care settings.  相似文献

Abstract

Income as a relatively stable aspect of a job (e.g. annual salary, non-incentive wages, or weekly or hourly pay) has received relatively little consideration in organizational theorizing and research, despite its critical importance to workers, organizations, and society at large. Income inequality has similarly received scant attention, although it is a topic of great intellectual and practical importance. In this paper we describe the ways in which income and income inequality affect how people behave in both their professional and personal lives, and suggest ways in which organizations may influence, and be influenced by, these effects. We integrate research from a number of disciplines, highlight leading findings across them, and suggest ways in which organizational scholarship can inform research and practice in this domain. Our goal is to facilitate the development of income-related research programs in organizational science.  相似文献

Case oriented supervision in community based work teams (SGB II-ARGE) for social security and labour-market integration Case oriented supervision can be seen as an interesting field of work full of new perspectives for supervisors. However, it is essential that there is the readiness and ability to link with a complex and dynamic administrative system. Well thought out working concepts and customer-oriented behaviour support the implementation within the organization. The members of staff highly welcome the new instrument and value its efficiency. Special attention in this context should be paid to feedback loops with the management so that case oriented supervision can be sensibly connected with organizational development and personal training. A two-phase study was conducted on the relationship between organizational climate variables and burnout among personnel in a multifunction community service agency. Initial interviews with a small pilot sample identified major sources of stress, which were then incorporated into a second-phase questionnaire to all staff. Multiple regression analyses illustrated that perceived interactions between head office administrators and sections of the agency contributed significantly to emotional exhaustion, whereas perceptions of within-section interactions and involvement in decision-making had a positive impact on personal accomplishment. Perceived communication levels, however, were negatively related to personal accomplishment. The findings suggest the importance of organizational variables and highlight strategies for burnout reduction and effective stress management in human service organizations.  相似文献

We draw on the emerging literature on the micro-foundation of capability development to investigate the effects of the relative importance of corporate sustainability in a firm's organizational cognitive frame on the development of distinct organizational capabilities. Based on survey data from 124 Danish manufacturing firms and seven interviews, we find that the relative importance of corporate sustainability in a firm's organizational cognitive frame positively encourages the development of three organizational capabilities, namely, stakeholder integration, market sensing, and organizational learning. However, contrary to our expectation and reasoning, we find that the development of the strategic planning capability is negatively affected. Our findings provide novel empirical evidence and contribute to an improved understanding of the effect of a firm's organizational cognitive frame on the development of organizational capabilities.  相似文献

The nature of organizational practices and values is examined in an effort to understand this process. A model is developed which highlights the importance of a fit between management values, organizational beliefs, and practices. Business organizations operate within a complex socio-technical environment. Interactions between these socio-technical dimensions and the managers' personal value systems are thought to influence managerial role patterns and decisions. This paper investigates shifts in perceived importance of “social goals” from a set of organizational goals. In order to create and sustain competitive advantage, a company should not only develop technologies to create products and processes that meet customer needs, but also stimulate a corporate culture that commits to continuous performance improvement. Managing corporate culture is one of a number of important factors that make for organizational change and business success. This paper reviews the cultural roots and identifies the characteristics of Chinese cultural values and management. A comparative analysis of the differences between Anglo-American and Chinese cultures is made. The cultural influences on Chinese management systems are then elaborated with reference to enterprise management in Mainland China and Hong Kong. With unique cultural heritage, collective orientation has a pervasive influence on the mode of Chinese management and organization. The prevailing Chinese culture values stress largely the paternalistic approach to management, acceptance of hierarchy and the importance of relationships. Today's Chinese enterprises need to determine changes in practice or value or both aspects of corporate culture in order to facilitate organizational change and maintain a competitive edge over their rivals. The paper also discusses the links of cultural values to employee involvement (EI) and total quality management (TQM), and initiates a need to manage cultural influences on EI/TQM practices to improve organizational performance in Chinese enterprises.  相似文献

In many countries, the human resource practice of training outsourcing has emerged as one of the fastest growing segments of the broader business process outsourcing industry. In spite of the growing popularity in professional practice, training outsourcing continues to be subjected to critical review and ongoing debate with most attention focused on the decision to ‘outsource’ or ‘not to outsource’. However, there exists a shortage of research on training outsourcing as a human resource development (HRD) practice and the potential relationships with desired organizational outcomes including employee commitment. This exploratory international study extends previous research that has examined the relationship between training and organizational commitment by focusing exclusively on outsourced training. Data were collected from information technology firms in two countries: India and the United States. Results showed positive relationships between specific measures of employee perceptions of quality, usefulness and supervisor support for outsourced training with organizational commitment. Recommendations are made for future research as well as for professional practice to guide HRD practitioners involved in the rapidly growing global practice of training outsourcing.  相似文献

Innovation and growth are often regarded as mutually independent conditions for healthy business. Indeed, many regard the important process of innovation as being a necessary condition, although not sufficient, for a business to grow. However, the author claims that we know little about the concept of innovation and that much of the discussion of it lacks precision. this paper examines the concept of innovation, who performs it, and tends to place its importance within an organizational context.

This paper examines the development of an idea into an innovation and the important processes of screening which have to be undertaken in order to ensure that innovatory ideas which are relevant to a company can be developed and those which are likely to fail, can be rejected. Furthermore, the importance of recognizing the full implications of innovatory ideas is also examined and the author claims that many product failures are due to incomplete partial innovation. but finally, a company which it is claimed, has organized itself to encourage innovative new products is examined and the organizational structure and its relationship to innovation is explained.  相似文献
