Much recent writing on Human Resources Management (HRM) has emphasized the desirability of a committed workforce and the central role of HRM practices in establishing and maintaining such commitment. Little empirical evidence for such effects has been presented however, and the conceptualization of employee commitment has often been confused, failing to recognize its multi–dimensional nature. Researchers have sought to identify the antecedents of commitment, concentrating on personal/demographic, task, role and supervisory style variables taken from job satisfaction research. With regard to organizational and career commitment, it may be more fruitful to examine the impact of HRM policies and practices. Several studies undertaken by the authors demonstrating the impact on employee commitment of such HRM practices as selection, assessment, induction and training are reviewed, indicating the possibilities for research and practice in this area. Such studies also reveal some pitfalls in the over–simple, uncritical models of commitment often presented, and some paradoxical findings from the authors' own work are used to present a more adequate perspective on the commitment process.  相似文献

While performance management (PM) is pervasive across contemporary workplaces, extant research into how performance management affects workers is often indirect or scattered across disciplinary silos. This paper reviews and synthesizes this research, identifies key gaps and explores ‘recognition theory’ as a nascent framework that can further develop this important body of knowledge. The paper develops in three main stages. The first stage reviews ‘mainstream’ human resource management (HRM) research. While this research analyses workers’ reactions to performance management in some depth, its focus on serving organizational goals marginalizes extra‐organizational impacts. The second stage reviews more critical HRM research, which interprets performance management as a disciplinary, coercive or inequitable management device. While this literature adds an important focus on organizational power, there is scope to analyse further how PM affects workers’ well‐being. To develop this strand of PM research, the third stage turns to the emerging field of recognition theory independently developed by Axel Honneth and Christophe Dejours. The authors focus especially on recognition theory's exploration of how (in)adequate acknowledgement of workers’ contributions can significantly affect their well‐being at the level of self‐conception. Although recognition theory is inherently critical, the paper argues that it can advance both mainstream and critical performance management research, and also inform broader inquiry into recognition and identity at work.  相似文献

Effective human resources management (HRM) is focused on the only dynamic asset of the organization, its people; and, behind every business issue ultimately lies a human issue. Thus, the ethical adequacy of responses to all business issues rests on judgments made by individuals. HRM has a role to play as organizations address ethical challenges and as many strive to become ethical organizations. This article outlines three key responsibilities of HRM with regard to supporting an organization's efforts to become an ethical organization: (1) to establish ethical HR practices; (2) to facilitate the change process as all functions move to ethical business practices; and (3) to create cultures that build individual ethical capability and commitment to the goal of becoming an ethical organization.  相似文献

The globalization of software development industry continues to experience a significant growth. The increased trend of globalization brings new challenges, increases the scope of the core functions of human resource management and impacts the dynamics of process improvement. The aim of this study is to explore the challenges of globalization and indicators of process improvement in distributed teams’ environment. This study also explores the impact of HRM practices on challenges of global software development, and, the impact of HRM practices and challenges of global software development on process improvement. The exploratory mixed method design is adapted as research methodology for this study. In this multi-method approach, study is completed in two phases. In first phase, qualitative data is collected, and analyzed to explore the study variables and their relationships in global software development environment. In second phase, quantitative data is collected, and analyzed to validate the findings of first phase. The findings of this study suggest that the challenges of global software development negatively impact the process improvement; but, effective HRM practices help to minimize the negative impact of challenges and positively impacts the process improvement in global software development environment.  相似文献

Abstract

Intellectual capital and collaboration with universities are vital knowledge management practices for small- and medium-sized enterprises (SMEs) to innovate and improve the effectiveness of their operations. This study investigates empirically the impacts of intellectual capital and university knowledge on indigenous innovation and how business and institutional environments affect the relationships. The research model is tested using moderated regression analysis and data collected from 150 SMEs in India. The results show that intellectual capital and university knowledge improve indigenous innovation, both individually and interactively. The effect of intellectual capital in indigenous innovation is amplified by dysfunctional competition whereas the effect of university knowledge in indigenous innovation is attenuated by environmental uncertainty. In addition, we find that indigenous innovation is positively associated with business performance. The impact of indigenous innovation on business performance is enhanced by dysfunctional competition but reduced by environmental uncertainty.  相似文献

Despite the extensive literature on the human resource management (HRM) systems and practices of multinational companies (MNCs) from developed countries, there are serious gaps in our understanding of emerging countries multinationals HRM practices and systems at both home and host countries. This study empirically examines the similarities and differences of South African (SA) MNCs' HRM systems and practices at both the headquarters in SA and at the subsidiaries operating in Ghana. The study reveals that with the exception of compensation and industrial relation practices which are localised, EMNCs HR systems and practices are mainly transferred to subsidiaries with minimal adaptation to contextual realities. This article offers an explanation of why firms' downsizing patterns may vary substantially in magnitude and timing, taking the form of one‐time massive cuts, waves of layoffs, or zero layoff policies. The key element of this theory is that workers' expectations about their job security affect their on‐the‐job performance. In a situation where firms face adverse shocks, the productivity effect of job insecurity forces firms to balance laying off redundant workers and maintaining survivors' commitment. The cost of ensuring commitment differs between firms with different characteristics and determines whether workers are laid off all at once or in stages. However, if firms have private information about their future profits, they may not lay off any workers in order to signal a bright future, boosting worker's confidence. The study aims to discover the extent to which organizations support the careers of skilled contingent workers (SCWs) by providing them with organizational career management (OCM) practices. Analyzing three Belgian companies from different sectors, we find that SCWs do benefit from OCM practices. Such practices cover three dimensions: formalization, individual focus, and differentiation. Subsequently, we explain the three dimensions, respectively, through three contextual variables: the legal and regulatory framework, companies’ human resource management (HRM) configurations and the value of human capital, and the roles of third-party actors. The association of the variables with such dimensions enables the development of three research propositions. This study paves the way for additional research on SCWs and their careers as well as incorporating this population in HRM strategies, including that of OCM practices.  相似文献

This paper considers a large matched employee–employer data set to estimate a model of organizational commitment. In particular, it focuses on the role of firm size and management formality to explain organizational commitment in British small and medium‐sized enterprises (SMEs) with high and low levels of employee satisfaction. It is shown that size ‘in itself’ can explain differences in organizational commitment, and that organizational commitment tends to be higher in organizations with high employee satisfaction compared with organizations of similar size with low employee satisfaction. Crucially, the results suggest that formal human resource (HR) practices can be used as important tools to increase commitment and thus, potentially, effort and performance within underperforming SMEs with low employee satisfaction. However, formal HR practices commonly used by large firms may be unnecessary in SMEs which benefit from high employee satisfaction and positive employment relations within a context of informality.  相似文献

Abstract

Knowledge management (KM) is considered as an effective strategy to improve organizational performance. In its application to small and medium enterprises (SMEs), resource constraints mean that exploitation of knowledge from external sources is often needed. This study explores practical KM issues encountered by Chinese SMEs when working with management consultants to introduce new business improvement practices. A comparative case study is conducted focusing on two consultancy-involved process improvement projects in Chinese manufacturing SMEs. The case results suggest a clear KM strategy is needed at the outset of the project and SME managers and employees need to play a proactive role in the learning and adoption of new knowledge. The research is novel in that it is the first study to explore knowledge management and the notion of liminality within the context of consultancy-involved Chinese SME improvement projects. The paper culminates with two research propositions that require further empirical study.  相似文献

This paper provides a study of HRM practices for a new category of expatriates - “Yopatriates” - who we note as young, highly qualified and mobile, Generation Y (Gen Y) knowledge workers. In contrast to traditional expatriates, Yopatriates typify non-traditional forms of expatriation wherein they seek short-term international assignments to suit their individual (internal, rather than organisational or external) career orientations of learning and travel. We study this group using a case study analysis of a large Indian Multi National Corporation (MNC) delivering global information technology (IT) and business process offshoring (BPO) services. Our study presents the HRM practices adopted to manage both expatriates as well as Yopatriates at the case organisation being studied within an India setting. We further evaluate the extent to which internal HR practices of Yopatriates were characterised, by a desire to emulate or adopt what were regarded as global ‘HR best practices’. Our distinctive contribution lies in extending the literature by developing a distinctive theoretical category of non-traditional expatriates that (1) highlights a need for a different set of HRM practices; and (2) extends the theory of cultural adjustment in the context of Yopatriates. Evidence suggests that these practices were complementary and at the same time contradictory to ‘indigenous’ localised practices during the period of research and complied with two of the four arguments we make in our model.  相似文献

Abstract

Small and medium-sized enterprises are important components of the economy worldwide, and they are considered to be responsible for a large part of carbon emissions. However, because of the limitations in resource, knowledge and technical capabilities, most SMEs are confronting environmental issues such as the negative spillovers. The policy costs of an administrative order that is effective to promote emission reductions of large enterprises in China’s current economy could be high, and therefore, it is essential and crucial to establish a market-driven mechanism to help and encourage SMEs to make environmental improvement regarding the cap-and-trade system. In this context, new patterns of emission reduction would have profound impacts on knowledge management (KM) of SMEs, especially on knowledge sharing and knowledge transfer. In this paper, we adopt a micro-model to study the behaviors and carbon emissions of SMEs under different scenarios. We find that both trading and sharing of knowledge on carbon emission reduction are conducive to reducing emissions of SMEs in the context of cap-and-trade. Besides, the more the compensation is granted, the more manufacturing firms are willing to share knowledge with partners who have complementary knowledge. Subsidies or rewards on knowledge sharing can be helpful to reduce carbon emission, which may have important implications for public policy to solve the problem of carbon emission reduction of SMEs.  相似文献

Good management practice is assumed to be the product of a good knowledge base and its application, not least in Human Resource Management (HRM). The aim of this study is to assess the extent to which managers adhere to practices of HRM that are more likely to be upheld by research evidence as opposed to beliefs for which research evidence is highly lacking. In addition, it evaluates practitioners’ explanations about adopting HR practices. This study was conducted in three European Union (EU) developing countries (Poland, Croatia and Malta). A mixed-methods approach is adopted, utilising a web-based questionnaire targeting a purposive sample of 300 practitioners occupying managerial positions and directly involved in people management (Study 1), followed by 20 in-depth interviews with similar participants (Study 2). Our study reveals that managers are always fully cognisant of the main body of research evidence related to specific HR practices. Practitioners are more likely to access required knowledge for applications through popular sources rather than more reliable ones due to time constraints, inaccessibility and inability to evaluate evidence. While they appreciate the role of theory, the leap from theory to application is not easy or straightforward, commenting that large gaps between research and practice prevail. These overall trends may imply that practitioners base their decisions on personal experience rather than on evidence-based knowledge or expertise acquired through evidence-grounded applications. Results suggest that future research should focus on closing the gap by evaluating how academics impart the knowledge and how practitioners apply that knowledge.  相似文献

This paper probes the effects upon people of defining knowledge primarily in economic terms. It asserts that the language of commerce increasingly appropriates 'knowledge' by defining it in such terms. Theoretically, the analysis draws on the work of Jacques Derrida to explore the effects of metaphors in human resource management and development environments. The paper explores the ways that metaphors can become powerful signifiers of knowledge at work. As critical technologies of representation, the metaphors that have emerged out of recent theorizations of knowledge at work have contributed to a powerful discourse that defines people as 'knowledge workers'. It is argued here that dominant views of 'what constitutes a knowledge worker' imply that subjects are both 'knowledge workers' (cogito) and 'human resources' (economic) - thus the title 'cogito-economic subjects'. By defining people in this way, it is argued that there are potential dangers of metaphors becoming reified with knowledge becoming describable only in economic terms, and people describable only in cogito-economic terms.  相似文献

Abstract

With growing regulatory and market pressure to implement green practices, SMEs are facing enormous challenges to simultaneously improve operational and green performances of their supply chains. The paper aims to understand the green practices adopted by Chinese SMEs in the packaging sector in order to assess the impact of these practices in improving the operational performance. Case study-based research methodology is adopted and semi-structured interviews are conducted to collect data from seven SMEs in this study. Both in-case and cross-case analyses are performed to understand the green practices being adopted with the focus on improving the operational performance. The findings of this study indicate that although most SMEs understand the importance of green practices, they have limited knowledge to integrate these practices to improve operational performance. Integration and alignment of green activities with the operational improvement measures are identified as critical factors to develop an efficient green supply chain.  相似文献

Abstract

Despite the considerable number of papers addressing knowledge management (KM) aspects in supply chains, many research issues in the area are still neglected. One of the main research gaps in this field concerns the maturity level of KM practices adoption by small and medium enterprises (SMEs). This paper addresses this research gap by developing a framework to support the analysis of the maturity level of KM adoption in an SME context. The framework is applied in a multiple case study developed to investigate the extent to which SMEs operating in the food sector are deploying KM practices to support more sustainable initiatives. By relating KM maturity levels, perspectives and processes to sustainable practices concerning food waste and by-product synergies, the paper makes an original contribution to advance theory and practice in the area. The paper also points out potential barriers that companies face to implement sustainability-related KM practices.  相似文献

The paper draws on resource orchestration theory to investigate whether and how performance management (PM) practices interact with human resource management (HRM) practices in organisations as well as how this interaction affects firm performance. The proposed theoretical model was tested through a survey of 192 UK firms using Partial Least Squares approach for structural equations modelling. The findings show that the effect of PM practices on firm performance is better explained when the interaction between these practices and other organisational practices is considered. In particular, we examine the extent to which the interaction between PM practices and commitment-based HRM practices affects performance. We find that when HRM practices and PM practices are misaligned, their effect on performance can be negative. This is the first paper in the PM literature that establishes the relationship between PM and HRM practices in organisations and demonstrates the effect of this relationship on firm performance.  相似文献

This article explores the relationship between internal reputation management, HRM, and employee voice. Drawing on qualitative data from 25 medium-size and large Norwegian organizations, we find that organizations pursue a desired reputation through a single, official corporate voice by discouraging prohibitive employee voice through technocratic control and coercive HRM practices. The emphasis on technocratic control and coercive HRM occurs despite the widely held belief in reputation and branding literatures that employees should be committed corporate ambassadors who enthusiastically promote their organization's desired reputation and deeply believe in the images they convey to internal and external stakeholders. The findings contribute to studies on reputation management by linking internal reputation management, HRM, and employee voice, pointing out “people management” aspects of reputation management and highlighting important organizational and employee-based consequences.  相似文献

While lean management practices (LMP) help small and medium‐sized enterprises (SMEs) to be efficient, sustainability‐oriented innovation (SOI) facilitates adopting environmental and social practices. Although prior research looks into the effect of LMP on the economic performance (EP) of SMEs, less is known about the effect of LMP on sustainability (economic, environmental and social) performance. Studies on the effect of SOI on sustainability and economic performance are also scant. Additionally, examining the mediating effect of corporate social responsibility (CSR) practices (environmental and social practices) on both LMP and SOI achieving sustainability performance (SP) is rare. This research bridges these knowledge gaps by answering the question of how LMP, SOI, CSR practices, sustainability and economic performance are correlated. Through hypothesis testing using structural equation modelling, this study reveals the impact of LMP, SOI, CSR (environmental and social) practices on sustainability and economic performance. The study uses data from 119 SMEs within manufacturing industries in the Midlands, UK. The analysis reveals that LMP and SOI facilitate achieving both sustainability and economic performance, and SOI mediates LMP to achieve sustainability performance. Additionally, although CSR practices mediate LMP to achieve sustainability performance, they only borderline mediate SOI to achieve sustainability performance.  相似文献
