The current study examines how organizational career management – i.e. activities undertaken by schools in order to plan and manage teachers’ careers – relates to teachers’ career self-management – i.e. teachers steering their careers by means of searching for opportunities, networking, or seeking supervisory support. Moreover, it examines the mediating roles of occupational self-efficacy and learning goal orientation in this relationship. Mediation analysis in SPSS, using the PROCESS macro of survey data from 220 Dutch secondary school teachers, showed that positive relationships between organizational career management and career self-management were mediated by occupational self-efficacy and learning goal orientation.  相似文献

This study explored whether career orientation is stable and whether predominant types exist by looking at the differences in specific demographic variables (age, years of work experience, employment level, gender, type of job and education level). These were examined through the framework of career success orientation in a Korean wireless communications company. The findings show that career success orientations were not the same by age, length of work experience, and employment level, and dominant career success orientations were based only on education level. The results imply that there are either generation differences or changes in career orientation and that theoretical re-investigation is needed in researching dominant career orientation by gender.  相似文献

以212名企业员工为研究对象,考察了核心自我评价、组织支持以及二者的交互作用对主客观职业成功的影响。研究结果表明:主观职业成功(工作、职业和生活满意度)和客观职业成功(收入、晋升次数和速度)是2种相关但不同的职业成功类型;核心自我评价和组织支持对主客观职业成功均有一定的影响,但它们对客观职业成功的影响效果弱于社会-人口和人力资本特征;与特质激发理论相一致,核心自我评价和组织支持在对职业成功的影响上存在一定的交互效应,表现为组织支持会强化核心自我评价对职业成功的正向影响,且高核心自我评价的员工在得到高组织支持时有最高的职业成功水平。  相似文献

This paper provides an experiential exercise to increase understanding of employees' career motivation and commitment and its relation to employees' perception of identity, insight, and resilience. Three separate conditions influencing employee attraction to career orientation are self-identity, insight, and resilience. These three component dimensions of employee career motivation are outlined and used to define an eight-phase crescendo model through which individuals tend to pass in their decision to form an affective career commitment. The analysis supports the notion of a stepwise movement from identity to insight to resilience in strengthening employees' career motivation and demonstrates how progressive phases are associated with career commitment. Although the levels and phases are progressively prepotent and valenced in predicting employee propensity to form an enduring career commitment, different patterns and paths through the phases for individuals are indicated.  相似文献

The transfer of company-assigned expatriate employees from balance sheet expatriate contracts to local contracts is an alternative international assignment compensation strategy increasingly adopted by global corporations. Despite its growing popularity, there is a significant lack of research on the impact (both professional and personal) of transferring employees from expatriate to local contracts. The purpose of this qualitative case study was to investigate this emerging international HR trend, with specific focus on exploring the experiences of career transition of company-assigned long-term expatriates (delayed localization) to local contracts at multinational organizations located in Sweden and America. Eight individual cases were analyzed. Findings revealed that localization was an unexpected career transition, a negative type of career shock, characterized by limited support from employers, mentors, and local colleagues. The findings further indicated that localization was a type of career transition rather different from other previous career transitions experienced by participants; it represented a major career and life transition. Based on the findings, we proposed HRD interventions to assist expatriates during the transition from expatriate to local contracts. Areas for future research are also suggested.  相似文献

While the protean career (Hall, 1976, 2002) has been lauded for its advantages in helping individuals adapt to changing career contexts, it is not clear how this career orientation may impact how others perceive a person's leadership ability. In this study, we hypothesized that those with a protean career orientation would receive higher leadership ratings from subordinates and superiors, but lower leadership ratings from peers, in part based upon social comparison theory. Using structural equation modeling, our hypotheses regarding subordinates and peers were supported, but not with respect to superiors, who, along with peers, rated those with a protean career orientation lower in terms of transformational leadership as measured by the MLQ. We discuss potential reasons for these findings and the consequences for research and theory. Also, we examine the implications of this research for leadership development, workforce recruitment and retention, and possible generational significance.  相似文献

运用问卷调查方法,研究了自我职业生涯管理(ICM)以及职业承诺对职业生涯成功的影响及其影响机制。职业生涯成功包括职业生涯竞争力和满意度2个因素,通过对IT行业员工调查所获得的315份有效问卷的数据分析,发现在控制了人口学变量后,ICM和职业承诺仍然对职业生涯成功有预测作用,而且职业承诺的影响部分地通过ICM中介影响职业生涯成功。  相似文献

Within the context of knowledge management, little research has been conducted that identifies the antecedents of a knowledge‐centered culture—those organizational qualities that encourage knowledge creation and dissemination. In this study, the existing literature on organizational climate, job characteristics, and organizational learning (in the form of cooperative learning theory) are linked with the current thinking and research findings related to knowledge management to develop a theoretical model explaining the relationships among organizational climate, the level of cooperative learning that takes place between knowledge workers, and the resulting level of knowledge created and disseminated as measured by team performance and individual satisfaction levels. The study goes on to empirically test the proposed research model by investigating the climate of organizations, and seeks to understand the linkage between a set of organizational and individual characteristics and knowledge‐related activities found in cooperative learning groups and the resulting work outcomes. The hypothesized research model is tested using LISREL with data collected from 203 information systems (IS) professionals engaged in systems development activities. The paper concludes with a discussion of the implications the results have for future research and managerial practice.  相似文献

The present study investigates whether the frequency by which employees seek informal feedback and the quality of the self-initiated feedback influences perceived career development. Furthermore, we investigated goal orientation and perceived learning culture, as antecedents of feedback seeking behaviour. Data were collected from 116 financial experts from various multinational corporations worldwide. Results show that particularly the quality of self-initiated feedback from supervisors positively affects perceived career development. The quality of self-initiated feedback from supervisors mediates the relation between the perceived learning culture and perceived career development. Furthermore, learning goal orientation directly relates to perceived career development. Last, our results highlight the significance of creating a learning culture in which informal feedback is stimulated. Implications of these findings are discussed.  相似文献

The author presents a concept for introducing a coaching programme in a non-university research institute with the aim to strengthen scientific excellence. The paper analyzes requirements for coaching that result from characteristics of scientific work and derives steps for implementation. The results are: (1) There is a tension between individual career objectives and short time organizational goals related to external research funding and commissioned research; (2) coaching should be introduced primarily as individual career coaching; (3) an important challenge exists in sensitizing leading scientists to address this tension between individual career objectives and organizational goals more actively. Managing the careers of research, development and engineering (RD&E) professionals is important to the strategic use of RD&E in the economy. Appropriate mechanisms for motivating RD&E professionals will probably emerge as a critical success factor for organizations that want to compete in world markets. This study examines dimensions and levels of career orientation and their correlations with individual and work-related outcome variables among 78 RD&E professionals. The findings reveal a rich diversity of career orientation in RD&E professionals. The data strongly suggest that RD&E professionals are service, lifestyle and security oriented. However, they scored low on technical orientation and entrepreneurship. This paper suggests that the dual career ladder is not an effective device for managing RD&E professionals. Organizations must be careful to provide career paths that retain and motivate workers and, more importantly, find matches between organizational needs and individuals' needs, and restructure jobs accordingly. The authors offer suggestions for future research and identify implications for management.  相似文献

Managers make decisions to adopt technological innovations within an organizational context. This research explores the role of organizational climate as it affects the impacts of organizational context on innovativeness. Context refers here to organizational size, slack resources, and organizational age. We analyze three known climate dimensions as moderator variables: risk orientation, external orientation, and achievement orientation. Data describe the adoption of medical imaging technologies by 70 hospitals. Climate measures come from several technology decision-makers within each organization. Technology measures of radicalness and relative advantage are ratings by five outside experts in the use of these 68 technologies. The study also includes the traditional measure that counts the overall number of innovations adopted. Innovativeness is a multi-dimensional composite variable composed of radicalness, relative advantage, and number of innovations adopted. As expected, results show that organizational size and slack are positively related with innovativeness. Hierarchical regression analyses indicate that the climate measures of risk orientation and external orientation interact significantly with the context dimensions of organizational size and organizational age. The model developed and tested in this project explains over 50% of the total variance in innovativeness.  相似文献

This paper looks at learning in organizations as one response to competitive pressure and accelerating environmental change. Two approaches, the learning organization and HRD, are examined in the light of new models of management and learning and a move towards the integration of work, learning, and strategy. The significance of employee participation is considered in relation to learning and some benefits and drawbacks discussed. The development of a learning orientation is seen as an organization-wide responsibility but HR practitioners can play a key role in the promotion of learning by gearing the more traditional HR activities towards the achievement of organizational goals.  相似文献

Newcomers experience uncertainty and stress following entry into an organization. Two features of socialization are important for reducing their stress: socialization tactics and relations with superiors and co-workers. The present study tests a structural equation model, including, first, the effects over time of initial institutional socialization tactics and, second, the association between social relations at the workplace on newcomers' role stress and career-enhancing strategies, two years later, among a large (N=661) international sample of job and organization stayers. Using LISREL 8.3 the results indicate a good fit between the model and data on several fit indices. Institutional socialization tactics had a significant association with newcomers' relations with both their superiors and co-workers, and a significant negative association with their role conflict. Newcomers' relations with superiors had a negative relationship with their role ambiguity, and a positive relationship with two kinds of career-enhancing strategies that they use to aid in their adaptation to their work situation. The relations of newcomers with co-workers were positively related to role conflict and negatively related to role ambiguity. Co-worker relations were also positively related to immediate career-enhancing strategies. Role conflict was positively related to immediate and negatively related to intermediate career-enhancing strategies, while role ambiguity was negatively related to intermediate career-enhancing strategies. The results are discussed in relation to their theoretical and practical importance.  相似文献
