The purpose of this study was to explore the lived experience of women in leadership in Korea and to identify challenges and opportunities that they face in the process of balancing work and family life and developing leadership as women in the uniquely challenging Korean workplace where they face organizational and cultural constraints. Critical to this investigation was the understanding of concepts frequently represented in the previous literature about women in leadership: work–family life balance, women’s leadership development, and the cultural context. In-depth interviews were conducted with 18 women leaders selected through a purposeful and snowball sampling method. A thematic analysis of the interview data generated six themes including: (a) commitment to work, (b) struggles for a balance, (c) defining success, (d) gender identity, (e) being a role model, and (f) need for support. Based on the findings, we provide implications for research and practice.  相似文献

Using a life span perspective focusing on establishing early leader identity, we examine the relationship of achievement orientations, career aspirations, personal and organizational factors, and family choices of 101 women college leaders surveyed in 1985 to ascendance into senior leadership roles and occupational success 28 years later. College-age orientations toward leadership and competition best predicted later-life outcomes. Higher college-age leadership orientation differentiated between women subsequently achieving senior leadership positions and those who did not. Networking and family support positively related to career outcomes; women with and without children had similar outcomes. Women who took leaves beyond a standard maternity absence reported similar career satisfaction to those continuously employed but were less likely to reach senior leadership positions and paid a significant economic penalty in salary. College-age achievement orientations, including leadership orientation, significantly predicted adult achievement orientations, suggesting the college years as an important period for leadership development and intervention.  相似文献

We investigate the effect of female leadership on gender differences in public and private organizations. Female leadership impact was constructed using a quasi-experiment involving mayoral elections, and our research used a sample of 8.3 million organizations distributed over 5600 Brazilian municipalities. Our main results show that when municipalities in which a woman was elected leader (treatment group) are compared with municipalities in which a male was elected leader (control group) there was an increase in the number of top and middle female managers in public organizations. Two aspects contribute to the results: time and command/role model. The time effect is important because our results are obtained with reelected women – in their second term – and the command/role model (the queen bee phenomenon is either small, or non-existent) is important because of the institutional characteristics of public organizations: female leaders (mayor) have much asymmetrical power and decision-making discretion, i.e., she chooses the top managers. These top managers then choose middle managers influenced by female leadership (a role model). We obtained no significant results for private organizations. Our work contributes to the literature on leadership by addressing some specific issues: an empirical investigation with a causal effect between the variables (regression-discontinuity design – a non-parametric estimation), the importance of role models, and how the observed effects are time-dependent. Insofar as public organizations are concerned, the evidence from our large-scale study suggests that the queen bee phenomenon may be a myth; instead, of keeping subordinate women at bay, our results show that women leaders who are afforded much managerial discretion behave in a benevolent manner toward subordinate women. The term “Regal Leader” instead of “Queen Bee” is thus a more appropriate characterization of women in top positions of power.  相似文献

China garners great international attention due to its rapid economic development, unprecedented nationwide political reform, and significant social progress over the last 25 years. Contemporary public leadership in China is arguably a major force for the myriad of recent economic, political, and social transformations in the country. This article reviews the academic literature on that leadership, providing an overview of interest to scholars, teachers, and practitioners whose work deals with cross-cultural studies of leadership development. The review focuses primarily on materials published between January 1999 and June 2004 that explicitly address public leadership in China. The review identifies six areas of research to date: (1) leadership transition, (2) democratization, (3) prominent political figures, (4) local leadership, (5) cultural and historical traditions, and (6) other identified forms of public leadership (military versus Party leadership, women as public leaders, religion and public leadership, and student leadership). The article concludes with discussions of characteristics of the literature and directions for future theoretical and empirical work.  相似文献

This study examines women’s perspectives on requirements for enabling their access to senior leadership roles in the under-researched context of the Arab Middle East. It draws on an approach that utilizes qualitative, in-depth, semi-structured interviews with academic women working in Saudi Arabia higher education. The findings of this study reveal several culturally responsive strategies for supporting the advancement of women into leading positions within higher education. Also, the study demonstrates how women in Saudi higher education learn to resist patriarchal power structures and gender discrimination, and to develop their own strategies for negotiating those issues. In addition, the results provide evidence of the academy’s importance as an institution that works collaboratively with the government to develop women’s careers. The originality of this paper is its contribution to the limited knowledge that currently exists on women’s career development in the Arab Middle Eastern context. This study also will benefit human resource departments and human resource development practitioners with knowledge regarding the intertwining of social forces with university practices, and gender-related issues, which in turn affect women’s positions in the academy. Additionally, the study suggests that human resource development practitioners should establish policies and practices with respect to gender-related equity issues that could have a positive impact on wider national human resource development systems, and potentially open more opportunities for positive career development for women.  相似文献

Organizations are often confronted with the challenges of developing global leaders who can function effectively in different cultural contexts. The existing scholar-practitioner literature offers limited information regarding evidence-based practices for developing global leaders who are called to exercise effective leadership in different cultures. The identities of women leaders can fall under intense scrutiny; they are often confronted with other's perceptions of them—perceptions that may not be wholly accurate. Through in-depth qualitative interviews of senior women leaders working in male-dominated industries, we explore how they experience and respond to feeling misidentified (internal identity asymmetry; Meister, Jehn, & Thatcher, 2014) throughout their careers. Employing grounded theory methods, we uncover how women are likely to experience asymmetry, and discover it becomes most salient during personal and professional identity transitions. We build theory with respect to how women leaders navigate feeling misidentified, and find with time and power the experience becomes less salient. Our study draws together and contributes to both the identity and leadership literatures by exploring an important identity challenge facing women leaders in industries that are striving for a greater gender-balance in senior positions.  相似文献

A wealth of literature documents that women leaders can face simultaneous and yet conflictual demands for both agency and communion, due to the incongruence of their leader role and gender role demands. However, we still know little about why some women cope with the tensions between agency and communion better than others and what implications are involved. Using a paradox perspective, we develop a theoretical model to explain how women leaders experience and respond to agency-communion tensions, which impacts their intrapersonal and interpersonal outcomes. Specifically, we propose that in response to experiencing tensions fueled by the dual demands for agency and communion, women leaders can adopt a paradox mindset that simultaneously embraces agency and communion, or a dilemma mindset that dichotomizes agency and communion. The paradox mindset helps women leaders build psychological resilience, identity coexistence, and leadership effectiveness, whereas those who adopt a dilemma mindset experience depleted resilience, identity separation, and lowered leadership effectiveness. Further, our model highlights individual, interpersonal, and organizational conditions that shape women's experience and stimulate a paradox mindset versus a dilemma mindset. We conclude by discussing theoretical and practical implications of our model.  相似文献

This article profiles two important leaders of the anti-nuclear weapons movement in the United States during the early 1980s. Helen Caldicott and Randall Forsberg were visionary, transformational leaders who crossed a variety of boundaries for the common good, and as such are prime exemplars of integrative leadership in action. Caldicott was a charismatic figure who used her status as physician and mother to rally a worldwide movement opposed to the ongoing proliferation of nuclear weapons and talk of “winnable” nuclear war. Forsberg was the main architect of the nuclear “Freeze” campaign whose humanitarian vision and common-sense approach to political action helped unite diverse segments of the American public around the Freeze proposal and push the Reagan administration towards disarmament talks with the Soviet Union. The article analyzes the leadership of both women in historical and social–scientific context, shedding light on two relatively unknown — yet important — social movement leaders whose stories have much to tell us about integrative public leadership, the challenges faced by women leaders, and the strengths and pitfalls of charismatic leadership.  相似文献

In concordance with recent calls for cross-cultural leadership research as well as research on women leaders, this study investigated how women in Asia and the U.S. become leaders and how they enact their leadership. In-depth interviews with 76 mid- to upper-level female managers in Asia (China, India, Singapore) and the U.S. were conducted. Analyses revealed that a simple dichotomy of “Asian” versus “Western” leadership did not appropriately describe the data. Rather, factors such as achievement orientation, learning orientation, and role models emerged as crucial success factors for advancement to leadership positions across continents. However, the particular meaning differed between countries. Furthermore, with regard to women's leadership style differences between Asian countries were more salient than between Asia and the U.S. Implications for leadership theory and practice are discussed.  相似文献

This contribution focuses on women in leadership positions. We propose that two convictions are relevant to the effects of having women in high places. On the one hand, women as a group are expected to employ different leadership styles than men, in this way adding diversity to management teams. On the other hand, individual women are expected to ascend to leadership positions by showing their ability to display the competitiveness and toughness typically required from those at the top. We posit that both convictions stem from gendered leadership beliefs, and that these interact with women's self-views to determine the effectiveness of female leaders. We develop an integrative model that explains the interplay between organizational beliefs and individual-self definitions and its implications for female leadership. We then present initial evidence in support of this model from two recent programs of research. The model allows us to connect “glass cliff” effects to “queen bee” effects showing that both relate to the perceived salience of gender in the organization, as well as individual gender identities. Each of these phenomena may harm future career opportunities of women, be it as individuals or as a group. We outline how future research may build on our proposed model and examine its further implications. We also indicate how the model may offer a concrete starting point for developing strategies to enhance the effectiveness of women in leadership positions.  相似文献

ABSTRACT

For an adult, non-traditional student focused college, the pandemic brought into stark reality the challenges that the dislocation brought ‘home,’ literally, for many people. This article presents a set of reflections of five women leaders at a public institution of higher education. Through their reflections, they discuss their responses to the challenges faced by faculty, staff and students during the pandemic. Issues of gender, race, class, precarious work, technological access, and related challenges are raised to the surface. The third sector is experiencing a radical shift due to social, political and economic changes in Europe. Due to these shifts and their implications, the question of leadership has become significant and needs to be explored. This article contributes to the literature on the challenges of leadership in the sector. It does so by drawing on the personal narratives provided by leaders across the sector. The views expressed by the narratives provide a deeper insight into leadership in the third sector, than has previously existed. The narratives are valuable for a number of reasons including: they help to extend the knowledge and perspectives of leadership in a way that acknowledges the uniqueness of the sector; they contribute to a better understanding of the challenges faced by leaders in the sector; and they serve as an illustration of the benefit of approaching leadership through the eyes of those practising leadership. The article concludes by identifying the impact for leadership across the sector and the implications.  相似文献

There has been much research and conjecture concerning the barriers women face in trying to climb the corporate ladder, with evidence suggesting that they typically confront a ‘glass ceiling’ while men are more likely to benefit from a ‘glass escalator’. But what happens when women do achieve leadership roles? And what sorts of positions are they given? This paper argues that while women are now achieving more high profile positions, they are more likely than men to find themselves on a ‘glass cliff’, such that their positions are risky or precarious. This hypothesis was investigated in an archival study examining the performance of FTSE 100 companies before and after the appointment of a male or female board member. The study revealed that during a period of overall stock‐market decline those companies who appointed women to their boards were more likely to have experienced consistently bad performance in the preceding five months than those who appointed men. These results expose an additional, largely invisible, hurdle that women need to overcome in the workplace. Implications for the evaluation of women leaders are discussed and directions for future research are outlined.  相似文献

Glass-cliff research shows that female leaders are preferentially selected in a crisis to signal change and not for their leadership qualifications. In parallel, the management literature urges for agentic “masculine” leadership to turn around organizations in crisis. We hypothesized that, regardless of their gender, agentic leaders should be preferred to communal leaders if leadership qualifications and actual change potential motivate leader selection. Three experimental studies demonstrated that agentic (vs. communal) candidates were perceived to match poorly-performing (vs. strongly-performing) companies. This effect was accounted for by perceptions of agentic candidates' higher suitability, higher task-orientation (versus person-orientation), and higher change potential. We discuss that women face ambiguity as to why they become leaders in crisis contexts: because they are perceived as signaling change, stereotypically linked to their gender, or for their perceived agentic qualities as leaders. In contrast, men become crisis leaders due to their perceived agentic change potential.  相似文献

This phenomenological study focuses on Western expatriates working in the Kingdom of Saudi Arabia and their experiences and perceptions of their cross-cultural adjustment. To this end, eight Western expatriates working and living in Saudi Arabia were interviewed face-to-face in an effort to explore and document their lived experiences of adjusting to life in Saudi Arabia, thus extending the current knowledge of this phenomenon. These in-depth face-to-face interviews and the subsequently employed rigorous methods of abstracting data led to the discovery of four critical themes that were viewed by all participants as having the greatest impact on their adjustment to working and living in Saudi Arabia. These themes were Adjustment of Spouses, Life on the Company Compounds, Lack of Activities Between Saudis and Westerners, and Relationship Between the Westerners and Saudis.  相似文献

This paper uses political reservations for women in India to study the impact of women's leadership on policy decisions. Since the mid‐1990's, one third of Village Council head positions in India have been randomly reserved for a woman: In these councils only women could be elected to the position of head. Village Councils are responsible for the provision of many local public goods in rural areas. Using a dataset we collected on 265 Village Councils in West Bengal and Rajasthan, we compare the type of public goods provided in reserved and unreserved Village Councils. We show that the reservation of a council seat affects the types of public goods provided. Specifically, leaders invest more in infrastructure that is directly relevant to the needs of their own genders.  相似文献

Informal leaders in social media currently characterize a large part of political and economic communication on various challenges societies face, whether localized or transborder (e.g., COVID-19 pandemic, global warming). Scholars have theorized that charismatic signaling is effective in informal leadership settings; yet empirical evidence remains scarce in understanding a ubiquitous phenomenon that marks our times and plays an important role in shaping public opinion. In this article, we used two unique data sets extracted from social media to investigate the success of charisma for informal leaders, leaders who signal their beliefs and preferences to others but having no formal authority over them. Social media offers us a standardized medium as well as a natural environment to test our predictions. Using a sample of TED talks and tweets, we coded for objective markers of charisma and found that using more verbal charismatic signals predicted (a) higher views for TED talks as well as higher ratings for the extent to which the talk was found to be inspiring—beyond attractiveness and nonverbal behavior—and (b) more retweets. We discuss the implications of such results for both theory and practice in the media age.  相似文献

ABSTRACT

Although studies suggest that transformational leaders play an important role in employee health and well-being, the relationship between transformational leadership and employee burnout remains unclear. One reason may be that moderators may play an important role. Building on conservation of resources theory, we examined if leaders’ perceptions of internal and external resources in terms of vigour and peer support augmented the relationship between transformational leadership and employee burnout in a sample of municipality workers and their leaders in Sweden (N?=?217). Multilevel analyses over two time points revealed that both vigour and peer support enhance this relationship, such that when leaders experience high levels of vigour or peer support, the negative relationship between transformational leadership behaviours and employee burnout was strengthened. Our findings suggest that both personal and contextual resources may help leaders to better engage in transformational leadership, which is important in order to protect employees from burning out.  相似文献
