Management knowledge and skills required by U.K. and U.S. medical directors   总被引:2,自引:0,他引:2  
A survey was undertaken of the medical directors of National Health Service trusts in the South Thames Regional Health Authority of the United Kingdom. The purpose of the survey was to ascertain medical directors' views regarding the importance of various areas of administrative practice, their preparedness in these areas of administrative knowledge prior to taking up their roles as medical directors, and their views as to the body of knowledge required for future medical directors. The study was compared with a similar study undertaken in the United States. While there were many areas of agreement between the English and the American medical administrators, there were also areas of significant differences of opinion. The need to develop a recognized training program in medical administration is acknowledged.  相似文献

传统的公司治理研究将处于不同组织环境的企业等同对待,造成了研究结论的较大分歧.本文依据投资机会集(IOS)理论,运用我国上市公司的经验证据,在设定投资机会集的条件下,考察了不同成长性的企业其公司治理对经营绩效的影响.研究结果表明:成长性较高的公司,其经营绩效的改善与独立董事比例、高管层的持股比例显著正相关,但与高管层年薪相关关系不显著;成长性较低的公司.其经营绩效的提高与独立董事比例和高管层的持股比例相关关系均不显著,但与高管层年薪存在弱的正相关关系.  相似文献

The effectiveness of independent directors is empirically addressed in the Southern European context using a sample of 221 publicly traded firms during the 2001–2007 period. Drawing on the socioemotional wealth approach, we focus on family control and influence to test whether there are significant differences in the effect of independent directors on the firm’s performance among non-family businesses (NFBs) that have a non-family large shareholder, and family businesses (FBs). In doing so, we consider the heterogeneity of FBs by testing whether the FB’s life cycle moderates the effectiveness of independent directors. To that end, we differentiate among founder lead family businesses and non-founder lead family businesses. Moreover, we test whether dual leadership structures, in particular when the family chief executive officer is also the chairperson of the board, moderates the effectiveness of independent directors. A cross-country and panel data design was used, taking into account the endogeneity problem arising in studies of corporate governance. The results show that the contribution of independent directors to a firm’s performance differs for NFBs and FBs. Moreover, findings confirm that in FBs, contribution is moderated by the generational stage of the FB and by the leadership structure of the firm.  相似文献

A central premise in the literature on leadership highlights its central role in organizational change. In light of the strength of this conceptual association, it is striking to note the paucity of large-scale empirical studies that have investigated how leadership impacts performance improvement in organizations over time. Indeed evidence-based conclusions concerning the impact of leadership on organizational change are drawn largely from case studies and cross-sectional surveys. Neither approach satisfies the design requirements for studying the contribution of leadership to performance improvement in organizations. This paper tests a longitudinal, multilevel model of change in distributed leadership, school improvement capacity, and student performance over a four-year period. The results suggest that change in distributed leadership and organizational capacity for improvement make significant contributions to growth in student learning in reading and math.  相似文献

The discipline of operations management (OM) has long been offering differing quantitative techniques for improving the efficiency of banking operations. However, there has been a trend in recent years that operations and services of the banking industry are becoming more diverse and unstructured, rendering many traditional OM quantitative techniques less effective in performance improvement. By integrating the literature on banking operations, service quality, leadership style and work teams, we argue that leadership style and team performance are crucial concerns determining the service quality performance of today's banking operations in a team setting. Using data collected from 192 employees from 32 operational teams (a leader and five members in each team) in 15 retail banks in Macau, China, we investigated whether the five dimensions of transformational leadership have an impact on team performance with respect to team cohesion, team leader job satisfaction and team competence; and whether the dimensions of team performance have an impact on such service quality dimensions as reliability and responsiveness. We found that one of the dimensions of transformational leadership and two of the dimensions of team performance have a significant impact on service quality. We discuss the implications of the findings for research and practise.  相似文献

董事会是公司治理的核心,本文首次从外资股东参与董事会治理的视角,在运用固定效应模型和手工收集面板数据的基础上,使用分组比较研究方法,实证检验了2007-2016年121家商业银行外资参股、董事会特征与经营绩效的关系,结果发现引入外资参股的商业银行中:(1)董事会规模、非执行董事占比、董事会会议频率、专业委员会数目均与经营绩效之间存在显著正相关关系;(2)董事会中外资董事占比的增加,董事会规模、董事会会议频率、专业委员会数目与经营绩效之间的正相关关系均会显著减弱,然而非执行董事占比与经营绩效之间的正相关关系则会显著增强。据此,本文建议商业银行引入外资参股后:(1)应鼓励外资参与董事会治理,适当扩大董事会规模;向外资股东提供适量的非执行董事席位;适度增加董事会会议频率;积极完善专业委员会体系。(2)控制董事会中外资董事占比的不合理增加,确保外资董事与独立董事之间的实质性独立。  相似文献

Health care organizations looking for physician executives prefer seasoned veterans--doctors who have already done the job. They want job-specific experience. Most organizations do not provide training grounds and orderly career ladders for aspiring physician executives. The Permanente Medical Groups, Family Health Plans, and some very large group practices are exceptions, but, for the most part, rising medical directors in these organizations stay with them. Most hospitals are not large enough to have associate or assistant medical directors or an environment that could provide a training ground for rising physician executives. On the other hand, hospitals, larger group practices, health insurance companies, and managed care organizations provide ample opportunities for nonphysician managers to train, gain experience, and climb the ladders. How can the novice physician executive break into the world of management and begin establishing management credentials? The author provides some key steps that can lead to success.  相似文献

我国独立董事对公司业绩的治理效果一直是学者们感兴趣的话题,但此前的研究一直忽视了独立董事的内生性问题.本文使用四种模型检验了当大股东存在时独立董事对公司业绩的影响.研究发现,在排除内生性之后,独立董事对业绩的影响并不显著.本文认为,造成这种现象的原因在于当公司存在大股东的时候,公司董事会的构成会受到大股东的控制,从而使得独立董事制度流于形式.  相似文献

Research has confirmed that leader behavior influences group and organizational behavior, but we know less about how senior leaders ensure that group and organizational members implement their decisions. Most organizations have multiple layers of leaders, implying that any single leader does not lead in isolation. We focused on how the consistency of leadership effectiveness across hierarchical levels influenced the implementation of a strategic initiative in a large health care system. We found that it was only when leaders' effectiveness at different levels was considered in the aggregate that significant performance improvement occurred. We discuss the implications of these findings for leadership research, specifically, that leaders at various levels should be considered collectively to understand how leadership influences employee performance.  相似文献

With the imperative placed on schools in recent years to improve, the leadership of educational change has increased in significance. The research reported here explored and analysed the change processes in 32 schools in South Wales that have made significant changes to improve pupil achievement. Various triggers initiated the improvement journey and the schools faced numerous challenges. Although the improvement journey was variously configured, there appeared to be sequential stages: pre-acceleration, acceleration and post-acceleration. The organizational leadership needs in those different stages were diverse and in schools where change had been successfully engineered, leadership was enacted differently with diverse themes emerging in the various phases. The findings have important implications for the leadership of change in a range of institutions such as those in the public and voluntary sectors which have multiple and often conflicting objectives, a multiplicity of stakeholders and are staffed by professionals. The paper illustrates the changing nature of leadership in the journey of organizational change which may help to explain the absence in the literature of the characteristics or the key actions that are the essence of good leadership. The paper concludes by modelling the dimensions of improvement that the leader must influence at an institutional and individual level to bring about educational change. These dimensions are effectiveness, reflective capability and adaptive capability.  相似文献

This article examines whether the emotions of frustration and optimism mediate, fully or partially, the relationship between leadership style and subordinate performance in the context of structural equation modeling. The findings show that transformational leadership has a significant direct influence on frustration and optimism, with the negative influence of frustration having a stronger effect on performance than the positive influence of optimism. Frustration and optimism are found to have a direct influence on performance, and the emotions, frustration and optimism, fully mediate the relationship between transformational leadership and performance. Thus, the effect of transformational leadership style on performance is significant, but indirect.  相似文献

In the last decade, the number of women on corporate boards has increased slightly, but the prevailing minority status of women directors implies that they will continue to face social barriers. While prior research has largely focused on explaining social barriers (e.g., being categorized as an out-group member) to increase diversity and its negative consequences, how boards can avoid these obstacles remains unclear. Stemming from recategorization theory, we examine whether and to what extent board chairperson leadership efficacy and board openness (as mechanisms to avoid out-group bias) enhance the influence of women when they are in the minority in board decision-making. In a sample of 146 Norwegian firms, we found a positive relationship between women minorities and women directors’ contribution to board decision-making. Moreover, we found that this positive impact increases when the board chairperson exercises leadership and the board operates in an atmosphere of openness.  相似文献

 共享领导力是提高多元性、知识型的组织绩效的有效方式,但已有对研发组织领导力理论的研究大都侧重于垂直领导力对创新的影响,对共享领导力关注不足,而共享领导力作为一种随着团队发展而动态形成的领导力类型,已被证明是提高多元性、知识型组织绩效的有效方式;目前将共享领导力作为整体概念的研究思路能从宏观视角把握其作用机制,但不足以从微观层面揭示共享领导力的动态性的产生和作用。        基于领导力行为理论,从7个行为维度对共享领导力和垂直领导力进行解构,考虑垂直领导力的影响,从微观层面研究共享领导力的产生及对创新绩效的作用。运用访谈和参与性观察对4个研发团队进行全生命周期数据收集,通过多案例研究方法和规范的质性分析技术探究共享领导力行为在团队不同发展阶段的形成过程,以及垂直领导力行为对该形成过程的影响。区分创新绩效中的过程绩效、产品绩效和学习绩效,进一步揭示共享领导力和垂直领导力在促进不同创新绩效过程中发挥的不同作用。        研究结果表明,共享领导力不同行为的产生既直接依赖于垂直领导力,又通过依存环境间接依赖于垂直领导力;共享领导力的不同行为并非一次性形成,而是分别产生于团队生命周期的不同阶段,即在团队构建期首先形成跨边界领导行为,在成员磨合期形成激励行为和关怀行为,在规范执行期形成授权行为和变革领导行为;共享领导力行为的这种动态性决定了其直接作用于团队创新的学习绩效和产品绩效,对过程绩效没有直接作用,而垂直领导力行为则对过程绩效具有直接促进作用,并通过共享领导力间接作用于学习绩效。        在理论层面,从共享领导力行为角度分析其产生和作用,从微观层面挖掘其动态特性,解释了共享领导力和垂直领导力在促进创新绩效过程中的替代和互补关系,从而完善共享领导力的动态概念理论,也为后续的动态研究提供新思路。在实践层面,为研发团队管理中依据团队不同阶段和不同类型的创新绩效需求发展不同的共享领导力行为提供理论支持。  相似文献

Transformational leadership has been widely researched and is associated with followers' performance, attitudes, and subjective well-being at the individual level. Less research has focused on transformational leadership as a group phenomenon. In a survey study (425 followers and 56 leaders), we examined how group-level and differentiated transformational leadership shape followers' perceptions of their working conditions and individual subjective well-being. There was stronger evidence that differentiated transformational leadership's relationships with indicators of well-being was mediated by perceptions of working conditions, in that 10 out of 20 tests for mediation using differentiated transformational leadership were significant, compared to just three out of 20 for group-level transformational leadership. The results suggest that transformational leadership needs to be studied as a group phenomenon considering how group-level perceptions may impact on followers' well-being and that leaders need to realize that there is an “I” in groups and addition to a “we” in groups.  相似文献

In recent years there has been a marked increase in the study of the influence of leadership on creativity, and the effects of this relationship on organizational performance. While a number of explanations have been broached with regard to the positive effects of leadership on creativity, many of these studies propose different, and often contradictory, methods for leaders to achieve these positive effects on creativity within their organizations and work groups. Additionally, little work has been done examining the effects of leadership on highly creative people in fields requiring creativity. The purpose of this study is to examine two existing leadership theories with regard to their viability as models to explain creative performance of eminent scientists. Eminent scientists represent a population of leaders of highly creative individuals in a field that values the production of innovative ideas and products as a marker of performance. Ninety-three excerpts from the biographies of scientists were content coded for leader behaviors and performance criteria. The results of this analysis indicate that a model based on strategic planning and product championing may serve to explain the positive effects of leadership on creativity in a highly creative population.  相似文献

利用面板数据模型研究了机构投资者对董事会效率的影响。研究结果发现,机构持股比例与当期的董事会规模、董事会独立性、领导权机构、董事会激励机制和董事会会议次数无显著相关关系,但与后期的董事会独立性和董事会会议次数之间存在显著相关性,从而证实了机构投资者对董事会效率的提高有积极作用,这对目前我国监管机构提倡大力培育机构投资者的政策有一定的参考意义。  相似文献

The corporate board is a common feature of both private sector and public sector enterprises. The roles undertaken by boards are therefore a significant area of interest for writers on organizations. This paper makes two contributions to the study of corporate hoards. First, it presents the results of an intensive study of the performance of the board of directors of a first wave National Health Service (NHS) Trust based on three sources of data: actors' accounts; minutes; and observation. This study concludes that the board has made only a marginal contribution to the governance of the Trust. Second, it provides a critique of the three methodological approaches which are available to researchers undertaking such studies and argues that most reported studies of boards are unreliable as they are based on only one, or at best two, of the three available sources of data.  相似文献

Departing from the functional leadership model, we propose a team leadership training model as a way to improve the performance of leadership functions and foster team effectiveness. Based on a longitudinal quasi-experimental study involving ninety 6-person teams, 45 trained leaders were compared to 45 untrained leaders at two points in time: before the intervention group was subjected to training experience (time 1), and 6 months after the intervention group had completed their training (time 2). Results showed that, compared to the non-trained leaders, the trained leaders registered an improvement in their enactment of leadership functions. Moreover, these results also showed that training leaders led to an improvement in team effectiveness through the development of team leadership functions. The current findings offer new insights into the way that leaders can improve team effectiveness.  相似文献

The role of medical leadership in hospitals and health systems is under constant scrutiny and change. The nature of the Vice President for Medical Affairs (VPMA) position and its relationship to leadership in the health care system is explored through a national panel survey conducted recently. The effective VPMA will: be an aggressive manager able to implement change, address strategic planning and quality of care issues; have a high level of integrity; and be a good communicator and problem solver. The results of the research are presented in three sections. The first section describes the background characteristics and compensation of the VPMAs who participated in the survey. The second section focuses on the current role of the VPMA, including duties and responsibilities, job performance barriers and required skills. The final section addresses respondents' perceptions regarding areas for improvement in the role of the VPMA, as well as projections for future changes in this position.  相似文献
