Flexible arrangements with the highly qualified workforce: antecedents and effects of different contract policies in knowledge-intensive firms 总被引:1,自引:1,他引:0
It is the aim of this paper to emphasize the antecedents leading to flexible contract arrangements in comparison to standard employment, and the effects of different contract policies especially for flexible contracting with the highly qualified workforce in knowledge-intensive firms. So far, there are contradictory findings as to what contract arrangement can be considered as advantageous in this field. Our analysis is based on qualitative fieldwork in Germany, including ten company cases. We reveal three organizational types of contract policy: One type relies on permanent employment, another on independent contracting with freelancers and a third pursues a combination of both. We identified the way of generating and protecting knowledge as an antecedent of different contract policies of organizations in knowledge-intensive fields. Another finding is that the question of gaining positive or negative effects—for both standard and flexible contracting—especially depends on the embeddedness of the contract policy in a broader set of HR practices. Our analysis adds to former studies, as it specifies that flexible contracting with an independent workforce in knowledge-intensive work environments can be pursued if there is an efficient substitution for internal control mechanisms in terms of controlling knowledge channels. 相似文献

Although social development research indicates that affiliation with delinquent peers predicts adolescent delinquent behavior, less is known about how peer relationships may impact girls' delinquent behavior differently than boys' behavior. To address this gap, this study examines adjudicated girls' perceptions of how their peer relationships impacted their decisions to engage in delinquency. Through in-depth, semi-structured interviews, a sample of eight adjudicated girls shared their perceptions of how same-gender friendships, opposite-gender non-romantic friendships, and opposite-gender romantic relationships influenced their choices to enact delinquent behavior. The study findings offer important implications for designing future gender-specific programming to prevent and/or reduce girls' delinquency. 相似文献

This article explores media discourse of ageing, taking the example of Poland and relating it to a broader discussion of ageing policy. The discourse in news magazines appears both to reflect and create attitudes towards older people, which in turn has implications for ageing policy. To reveal the nature of these attitudes, we use a method of attitudinal positioning. The study analyzes articles that appeared in the four largest Polish weekly opinion news magazines, in the 2004–2007 period. Various domains in the discourse of ageing are identified, yet only the family and market domains seem to be described in exclusively positive terms: the authors discuss the implications of this for ageing policy. 相似文献

The study was a qualitative investigation aimed at therapists' responses to working with a population of incestuous sexual abusers. Semi-structured interviews were conducted with nine therapists who were recruited from psychotherapy, psychology, and forensic psychology services in the National Health Service (NHS) in the UK. The predominant therapeutic model was psychodynamic; however, cognitive-behavioural and integrative approaches were practiced by some therapists. The data were analyzed using interpretative phenomenological analysis (Smith, 1996). Results suggested that the therapists experienced a considerable amount of negative and difficult feelings and that they tended to experience feeling controlled and deceived, which seemed to influence their ability to create and maintain the therapeutic relationship. It was suggested that the dynamics of incestuous sexual abuse played a part in these difficulties. The results are discussed with reference to the clinical therapeutic literature. 相似文献

AbstractThis article engages with the practice of video recording in social research. We draw on our research of institutional talk to explore the emotionality of video recording in the context of the studied situations. Drawing on insights from Collins’ theory of interaction rituals, we demonstrate a variety of situational moments in which different participants negotiate the presence of a video camera. Our analysis reveals the emotional aspects of negotiating and appropriating the presence of such technologies by all parties involved in the research process. We contribute to and extend the growing body of literature that discusses the meaning of technology for social research by emphasizing the emotionality of using video cameras in social and research practices. 相似文献

This paper is about discipline at work. From a distal perspective, discipline may be understood in terms of an achievement, an effect, an outcome, a social phenomenon already constituted. In contrast, a proximal perspective suggests that discipline is a social process constantly working its way through organizational practices, on its way to be constituted but not quite yet finalized. The paper documents the outcomes and the workings of discipline in LOGICOM, a UK service organization which has embarked recently on a total customer satisfaction (TCS) program. In so doing, it argues that the outcome of disciplinary power is the organizational self. In LOGICOM, employees appear to identify, innovate, comply, be resilient, or rebel against the goal of TCS and the institutionalized means for achieving it. The workings of discipline are then explored via the technologies of domination and technologies of the self that characterize TCS. It is concluded that the workings of such disciplinary mechanisms are not entirely effective and, consequently, the outcomes of discipline are difficult to predict or know from beforehand. Thus, the “disciplined employee” is a fictitious category, something that the organization may strive for, but can never realize. 相似文献

In this article, we discuss perspectives on the "homeplace" that are important to consider in marriage and family therapy involving African American clients. The homeplace comprises individual and family processes that are anchored in a defined physical space that elicits feelings of empowerment, rootedness, ownership, safety, and renewal. Critical elements of the homeplace include social relationships that shape individuals' and families' sense of social and cultural identity. We draw on our ethnographic and clinical research with African American families in urban and rural settings to describe typical schisms between therapists and African American clients when communicating about the homeplace. We also explore the impact of homeplace disruptions on experiences of "yearning." Recommendations for integrating a homeplace perspective into therapy practices are provided. 相似文献

Research has shown that students respond more favorably to drug prevention programs when they see their culture and themselves represented in the prevention message. Additionally, studies highlight important ethnic differences in drug behaviors and attitudes, indicating that students' ethnic culture should be considered in the creation of prevention programs. Because there are few effective, culturally grounded programs, new approaches are needed, particularly among Mexican American youth. This need inspired the Drug Resistance Strategies Project (DRS) to develop and test the keepin' it R.E.A.L curriculum serving ethnically diverse seventh grade students residing in a large southwestern city. This article describes development of the keepin' it R.E.A.L. curriculum, focusing on the methods used to ensure cultural grounding. The article also reviews literature on cultural approaches in prevention, presents a theoretical framework, summarizes key outcomes of the curriculum evaluation, and concludes with recommendations for the development of prevention programs for ethnically diverse youth. 相似文献
