This article takes a fresh and radical look at organizational talent management strategies. It offers a critique of some of the prevalent assumptions underpinning certain talent management practices, particularly those fuelled by the narratives of scarcity and metaphors of war. We argue that talent management programmes based on these assumptions ignore important social and ethical dimensions, to the detriment of both organizations and individuals. We offer instead a set of principles proceeding from, and informed by, Sen's ‘capability approach’ (CA). Based on the idea of freedoms not resources, the CA circumvents discourses of scarcity and restores vital social and ethical considerations to ideas about talent management. We also emphasize its versatility and sensitivity to the particular circumstances of individual organizations such that corporate leaders and human resource practitioners might use the principles for a number of practical purposes. 相似文献

The purpose of this qualitative study is to better understand the experience and perceived impact of multiple placement moves on adults who lived in foster care for at least some portion of their childhoods. Network and snowball sampling resulted in interviews with 22 adults between the ages of 18 and 65 years old, who had formerly lived in foster care. The findings reveal that the experience of placement moves is not only remembered as a series of significant losses but also perceived by participants to leave imprinted negative emotional scars, particularly in the area of trusting people and building and maintaining relationships. While participants remembered the negative aspects of placement moves in very similar ways, strategies for coping and resilience were more unique to individuals. The findings are important in that prior research on placement stability has not focused on understanding the perceived consequences of the move experience on those formerly in foster care who are now adults. Theories of attachment, grief, traumatic stress and resilience, as well as the concept of family privilege, can help to inform best practice for foster care practitioners and caregivers involved in placement moves for foster children. 相似文献

AbstractThis literature-based study of stressors experienced by recent immigrant families focuses on their impact on school-aged children. The author, a trainer of teachers of English as a second language and an education researcher specializing in issues affecting students with non-mainstream language backgrounds, identifies stressors resulting from (a) separation of families, (b) changes in familial roles, (c) social and legislative pressure that targets immigrant families, and (d) school bullying and harassment. Many immigrant students experience stressors in all four categories in addition to the stress of learning a new language and adapting to a new culture. To help mitigate the negative impact – which can include difficulty focusing on academics, developmental delays, or problem behavior – the author recommends that schools and communities embrace difference and support the struggles of immigrant students and their families and that schools, in particular, develop cultures and provide resources to help new Americans to thrive despite challenges. 相似文献

Traditionally, leadership has been equated with masculinity. Managerial jobs, at least in business and on senior levels, have been defined as a matter of instrumentality, autonomy, result‐orientation, etc. something which is not particularly much in line with what is broadly assumed to be typical for females. Today, however, there seems to be a broad interest in leadership being more participatory, non‐hierarchical, flexible and group‐oriented. These new ideas on leadership are often seen by students of gender as indicating a feminine orientation. This article argues that it is necessary to critically discuss the whole idea of gender labelling leadership as masculine or feminine and suggests that we should be very careful and potentially aware of the unfortunate consequences when we use gender labels. Constructing leadership as feminine may be of some value as a contrast to conventional ideas on leadership and management but may also create a misleading impression of women's orientation to leadership as well as reproducing stereotypes and the traditional gender division of labour. 相似文献

The under‐representation of women at the top of the academy is a persistent and fascinating issue, mostly analysed as a result of women's choices or as an issue of personnel management. In this article, the focus is on the functioning of universities as social institutions, where gender is ‘done’ in a specific way. We analyse how the structural, cultural and procedural arrangements of academic organizing constitute gender relations and are specifically interested in the social construction of scientific quality. The ‘normal’ standards for scientific quality reflect the traditions of the natural sciences, with the Olympus as dominant image: the excellent scientist as lonely hero at the top, far distanced from everyday practices. This conception reflects a hegemonic position privileging masculinity. Alternatively, in an Agora model, science is not an autonomous institution, but becomes a societal practice tightly bound with other societal practices concerning the production, transmission, translation and exchange of knowledge. The scientific ideal of the Agora entails greater public accountability, social responsibility and transparency. This model reflects to a certain extent the scientific activities and achievements of female scientists, and we expect that gender will be done differently in it. In our view, the integration and mainstreaming of gender issues within the academy will serve as a strong impetus to the necessary modernization of academia and academic organizing. But this implies a critical reflection on the social constructed nature of any conception of ‘quality’. 相似文献

A group of 22 parents of adolescent sexual offenders (PASO) was compared with a group of 19 normal controls (NC) and 10 clinical controls (CC) on demographic, developmental, personal adjustment and family environment variables. The assessment protocol included the General Health Questionnaire‐12, the Culture‐Free Self‐Esteem Inventory, the Child Behaviour Checklist, the Family Assessment Device, the Parent Satisfaction Scale and the Multidimensional Scale of Perceived Social Support. Compared with clinical and normal controls, more parents in the PASO group reported that they had been arrested or charged for a criminal offence; had personally experienced child abuse; and more of their adolescents had experienced child abuse, with emotional abuse being the most common form of abuse for both parents and adolescents. Compared with clinical and normal controls, more adolescents of parents in the PASO group had witnessed parental drug or alcohol abuse and had been placed in care outside their home. While parents in the PASO group did not differ from clinical or normal controls in terms of personal adjustment, their adolescents had significantly more internalizing behaviour problems than normal controls, whereas adolescents of parents in the clinical control group had significantly more externalizing behaviour problems than normal controls. Compared with normal controls, parents in both the PASO and clinical control groups reported more difficulties with general family functioning, roles, affective responsiveness, affective involvement and behaviour control and lower levels of parental satisfaction. In western societies, there is a general tendency towards a protracted transition to adulthood for young people, who thereby may become increasingly dependent on support from family. Young people leaving a placement in out-of-home care often lack such support, and will thus have a disadvantageous position compared to their peers. With the purpose of looking into the procedures when young people leave a placement in out-of-home care, telephone interviews were performed with 111 managers of social service units in two Swedish regions (West Sweden, and Stockholm Region), using a structured interview schedule. Answering rate was 99.1%.Only 6% of the managers had information of the young people's whereabouts once they had left care. 86-88% had general support programmes for all young people concerning housing, employment etc. but only 2-4% had specific programmes for young people leaving care. A majority of the managers were attentive of the difficulties the young people leaving care may encounter, but displayed little awareness of the consequences of a prolonged transition to adulthood, and the need for continued support after leaving care. Several managers referred to the general support of the Swedish welfare state, meaning that young people leaving care had the same access to support as all other young people in Sweden.
