Abstract

Organizational interventions are often recommended when organizations want to improve employee psychological health and well-being. Research, however, has revealed inconsistent results and reviewers have called for research on why interventions either bring about desired change or fail to do so. Answering the “how” and “why” of intervention outcomes requires a close examination of the elements that hinder or facilitate desired outcomes, thus moving beyond evaluation of only the overall effects. In this paper, we present an evaluation framework based on recent intervention research and process-oriented organization theory. The framework offers suggestions for which elements to include when evaluating organizational interventions. Within the framework, elements crucial to intervention evaluation are grouped into four overarching categories that we argue are crucial to evaluation over the five phases of an intervention programme. These categories are: the organizational “actors”; the mental models of those actors; the context of the intervention; and intervention design and process. Evaluation during the process as well as of the overall effects, as recommended by this framework, should throw light on what works for whom, why, how and under which circumstances.  相似文献

We investigated the effectiveness of cognitive behavioural therapy (CBT) and a combined intervention of workplace- and individual-focused techniques among self-employed people on sick leave owing to work-related psychological complaints (such as anxiety, depression, and burnout). Both interventions were based on CBT; however, one was conducted by psychotherapists and involved extensive CBT, while the other was delivered by “labour experts” and consisted of a brief CBT-derived intervention combined with both individual-focused and workplace interventions. One hundred and twenty-two self-employed people who had applied for sickness benefit from an insurance company enrolled in a randomized controlled design. These individuals were assessed before the intervention and then at 4 months and 10 months after the onset of the intervention. The outcome was assessed based on duration of sick leave until partial and full return to work and on psychological complaints. Significant effects on partial and full return were found in favour of the combined intervention: partial return occurred 17 and 30 days earlier in this group than in the CBT group and the control group, respectively. For full return to work, the difference was approximately 200 days. A decrease in psychological complaints was present in each condition but we found no significant interaction effects. The results suggest that work resumption should be addressed earlier in individuals receiving CBT. This insight is of value for the (scarce) literature concerning interventions for individuals who are on sick leave owing to work-related psychological complaints.  相似文献

A causal theory of spiritual leadership is developed within an intrinsic motivation model that incorporates vision, hope/faith, and altruistic love, theories of workplace spirituality, and spiritual survival. The purpose of spiritual leadership is to create vision and value congruence across the strategic, empowered team, and individual levels and, ultimately, to foster higher levels of organizational commitment and productivity.I first examine leadership as motivation to change and review motivation-based leadership theories. Second, I note the accelerating call for spirituality in the workplace, describe the universal human need for spiritual survival through calling and membership, and distinguish between religion and spirituality. Next, I introduce a generic definition of God as a higher power with a continuum upon which humanistic, theistic, and pantheistic definitions of God can be placed. I also review religious- and ethics-and-values-based leadership theories and conclude that, to motivate followers, leaders must get in touch with their core values and communicate them to followers through vision and personal actions to create a sense of spiritual survival through calling and membership.I then argue that spiritual leadership theory is not only inclusive of other major extant motivation-based theories of leadership, but that it is also more conceptually distinct, parsimonious, and less conceptually confounded. And, by incorporating calling and membership as two key follower needs for spiritual survival, spiritual leadership theory is inclusive of the religious- and ethics and values-based approaches to leadership. Finally, the process of organizational development and transformation through spiritual leadership is discussed. Suggestions for future research are offered.  相似文献

Internationally adopted (IA) children are at increased risk for health-related, developmental, and behavioral difficulties. This article reviews the literature on various interventions currently used with IA populations; including health-related interventions provided by medical specialists, preparation programs provided by adoption agencies and other social service organizations, treatments for attachment and behavioral disorders, psychoeducational services, programs designed to improve children’s care prior to adoption, and parent-based initiatives. Surprisingly, very little systematic information exists regarding the effectiveness of interventions designed to prevent and remediate these difficulties in IA children. Recommendations for future research activity and for best practice approaches to intervention are discussed.  相似文献

Findings from surveys of qualified social work practitionersand students indicate a need for social work education and practiceto focus attention both on the importance of religious and spiritualbeliefs in the lives of many service users and on the potentialusefulness of religious and spiritual interventions. In thisBritish study, undertaken in 2003 and 2004, students were lesslikely than their qualified colleagues to consider religiousor spiritually sensitive interventions as appropriate. Attitudesvaried little between those students who held religious beliefsand those who did not, but Muslim students and qualified socialworkers were more likely to view these types of interventionsas appropriate. The authors conclude that there is a clear needfor all social work practitioners and educators to give greaterpriority to exploring the potential significance of religiousand spiritual beliefs in their training, in their professionalpractice and in the lives and perspectives of service usersand colleagues. Social workers need to be able to respond appropriatelyto the needs of all service users, including those for whomreligious and spiritual beliefs are crucial. ‘Culturallycompetent’ practice depends, amongst other things, onan understanding and appreciation of the impact of faith andbelief.  相似文献

This paper will demonstrate the contribution of Appreciative Inquiry (AI) to whole system change in the public and non-profit sectors through elucidation of the theory, method, and examples of the successful application of this approach. Developed in the mid 1980s by David Cooperrider and his colleagues at Case Western Reserve University, AI begins with the discovery of the highest achievements, core values, and aspirations embedded in all human systems. It is a methodology that begins a dialogue between individuals, expands to groups and builds to embrace and declare community wide intentions and actions. The theory of social constructionism informs this work asserting that individuals in relationship with one another can and will co-create an effective future when a positive inquiry into the heart and soul of a system, its greatest accomplishments and deepest values, generates new meaning and inspires new possibilities. Deceptively simple, the system is based on a reversal of the expectations, practices, and limitations found in traditional problem solving methodologies and thus represents a significant shift in attitude and language.  相似文献

In order to look at current practices in recording the abuse of disabled children, a questionnaire was sent out to the 121 Chairs of the Area Child Protection Committees in the United Kingdom. Of the 73 responders, over 50% claimed to identify the disability of an abused child but only 10% could given an actual figure. The lack of statistical evidence made it impossible to calculate anything except an approximation of the rate of abuse of disabled children. Schedules completed over a period of 1 year in two Social Services Departments for all disabled children who were conferenced for abuse showed that they were less likely to be put on the child protection register than a comparison group of non‐disabled children. Semi‐structured interviews with eight of the key workers for the disabled children revealed that they were concerned that there was a tendency ‘not to see’ the abuse of disabled children and they did not feel there was sufficient training regarding the interface between abuse and disabilities. The OCD Challenge is an interactive self-help website for obsessive compulsive disorder (OCD). OCD is often untreated and many barriers prohibit access to an evidence-based intervention including cost, lack of providers, and stigma. Analysis of 436 website participant's demographic data revealed that 63.1% were female, 80.5% were Caucasian, the mean age was 33.37 and the mean age of onset was 15.37. Results of the 436 website users showed a significant positive correlation between Yale-Brown Obsessive Compulsive Scale (YBOCS) assessment scores and disability as well as anxiety and stress scores. Future studies should examine the feasibility of the OCD Challenge at decreasing OCD, disability, depression, anxiety, and stress scores.  相似文献

Some interventions by social workers, teachers and parents take time to develop but can produce, in the longer term, powerful and unexpectedly positive results. We were reminded of this in 2013, when we undertook a small qualitative study where we used feminist memory work to explore the experiences of 11 women from low socio-economic backgrounds studying social sciences at an Australian university. Of the eleven participants, seven were from social work. When asked to remember their journey into tertiary education, the women revealed memorable encounters with social workers, teachers and parents, the impact of which had lasted well into the future. We use the gardening metaphor of ‘planting a seed’ to refer to interventions that may not blossom in the short term but can bear fruit months or years later. Yet, we also note that ‘seeds of doubt’ can be planted too. We conclude by suggesting that planting seeds of possibility is a worthy but potentially overlooked professional activity. Yet, since ours is a small study, further research is warranted to explore the influence of social workers who plant seeds of possibility and whose actions help to recruit and retain socially disadvantaged students in higher education.  相似文献
