Research over the past two decades indicates that exclusion from organizational information networks and from important decision-making processes is one of the most significant problems facing today's diverse workforce. Employees' sense of exclusion may play a critical role in explaining the connection between lack of opportunities experienced by employees who are different from the corporate 'main stream' and their job satisfaction and well-being. This study examines the relationship between diversity characteristics, sense of inclusion, fairness, stress and social support and the outcome variables of job satisfaction and well-being. A sample of 3400 employees of diverse racial and ethnic backgrounds in the high-tech industry in Southern California completed a self-report questionnaire. Findings support the hypotheses that women and members of racial/ethnic minorities are more likely to feel excluded, and that exclusion is linked to job dissatisfaction and lower sense of well-being. The study further explores the potential role of exclusion as a mediator variable. These findings have implications for future research on workforce diversity and for organizational diagnosis and interventions aimed at creating a more inclusive workplace culture. Investigácion durante los últimos veinte anos indica que exclusión de cadena información del organización y exclusión de decisións importantes es uno de los problemas mas significante en el diverso mundo de trabajo. El sentido de exclusión de los empleados puede estar criticó en la explicación del connexión entre la falta de opportunidades para los empleados que son differentes del corriente principal y su satisfacion con trabajo y su bienestar. Este investigación explora el relation entre característicos diversos, sentido de inclusión, justicia, esfuerzo, y assistencia social, y los variables resultados de satisfacion con trabajo y bienestar. Este prueba de 3400 empleados de ethnicidades y razas differentes de un industria tecnológico en el sur de California han completo un cuestionario de su mismo. Conclusiones dar soporte al hipótesis que es mas probable que mujeres y los minorías de raza y ethnicidad sientan exculido, y que exclusión tiene connexión con desagrado con el trabajo y mas pequeno sentido de bienestar. This article details a study to test the hypothesis that immigrant children whose parents have been tortured before coming to Sweden suffer from depressive symptoms, post-traumatic stress symptoms, somatisation and behavioural disorders. Fifteen families where at least one of the parents had experienced torture were compared with fifteen families from a similar ethnic and cultural background where their parents might have experienced violence but not torture. The parents were investigated using interviews, the Karolinska Scales of Personality (KSP) and Harvard/Uppsala Trauma Questionnaire (H/UTQ). The children were assessed using the DICA-interview according to DSM-IV. On the H/UTQ test, traumatised parents scored higher with respect to post-traumatic stress disorder, depression, somatisation, anxiety and psychosocial stress symptoms. On the KSP, they scored higher on nine of the fifteen sub-scales. The fathers in the tortured group scored higher than their wives only on the sub-scale for guilt. According to the DICA-interviews, the children of tortured parents had more symptoms of anxiety, depression, post-traumatic stress, attention deficits and behavioural disorders compared with the comparison group. Social workers, psy-chiatrists, psychologists and teachers need to be aware of a possible transmission of parents' traumatic experiences to their children and to develop treatment methods for children of torture victims.  相似文献

In this study the Job Demand-Control model was used to study the quality of working life of Dutch secondary teachers. The Job Demand-Control model of Karasek is a theoretical model in which stress and learning are both considered as dependent variables which are influenced by three different task characteristics: job demands, job control, and social support. This model was tested for Dutch secondary teachers (n = 542). Results shed light on the relationship between stress and learning, on the one hand, and the effects of task characteristics on work stress and on work-based learning, on the other hand. It is concluded that the relationship between stress and learning is mediated by the amount of job control as the model predicts. However, the results also reveal that the Karasek model is better suited for explaining stress than for explaining learning. To explain work-based learning variables other than task characteristics have to be taken into account.  相似文献

Extensive research conducted in the occupational stress literature has failed to provide convincing support for the stress-buffering effects of work control on employee adjustment. Drawing on research conducted in the laboratory context, it was proposed that the stress-buffering effects of work control on employee adjustment would be more marked at high, rather than low, levels of self-efficacy. In a sample of 100 customer service representatives, a significant three-way interaction among role conflict, work control and self-efficacy (measured at Time 1) was observed on (low) depersonalization (measured at Time 2). Consistent with expectations, work control reduced the negative effects of work stress on this outcome measure only for employees who perceived high levels of self-efficacy at work. In addition, there was evidence to suggest that self-efficacy moderated the main effects of work control on job satisfaction and somatic health. These findings are discussed in terms of their theoretical contribution to the job strain model, and also in relation to workplace interventions designed to improve levels of employee adjustment.  相似文献

The aim of this study was to investigate the effects of uncertainty caused by large-scale workplace reorganization, on psychological well-being, blood pressure and total cholesterol levels. Employees (98 women and 86 men) were assessed four times, at approximately 6-monthly intervals, twice before and twice after reorganization. Self-reported psychological well-being was at its lowest level shortly prior to reorganization, as predicted. Greater self-reported uncertainty about one's own future occupational situation was associated with a bigger reduction in mental well-being before reorganization, as was role ambiguity after reorganization. Systolic blood pressure was elevated over initial levels just prior to reorganization, and shortly after reorganization, but at the final assessment was not significantly different from initial levels. A bigger increase in systolic blood pressure was seen in those reporting greater future job uncertainty before reorganization, and in those who started a new job or who reported greater role ambiguity after reorganization. Diastolic blood pressure was also significantly elevated over initial levels just before reorganization, but this effect became nonsignificant once changes in body mass index were statistically controlled. Total cholesterol also reached its highest level just prior to reorganization, but this effect was not significant. It is concluded that workplace reorganization caused significant increases in distress and in systolic blood pressure and that uncertainty contributed to these effects.  相似文献

The Job-Demands-Control model (Karasek, 1979) has been widely studied in the job stress field, but the results obtained are frequently contradictory. Therefore, some investigations have expanded the model by including social support and personality characteristics such as locus of control. However, results obtained with these elaborated models have not been conclusive either. The present study sets out to integrate both types of expansions by simultaneously including social support at work and the employee's locus of control in a longitudinal multi-national study among 542 administrative personnel from Belgium, England, Spain, Italy and Israel. Hierarchical moderated multiple regression showed a significant 4-way interaction term (Demands 2 Control 2 Social support 2 Locus of control) on the change in job dissatisfaction. This effect is qualified by the interaction between job demands and control only for an internal locus of control with high social support. Contrary to the prediction of the JDC model, which posits that high control has a buffering effect on job dissatisfaction, the study result indicates a damaging effect of excess control (perceived job control and high internal locus of control), specifically in high social support situations.  相似文献

Organizational change and restructuring is often perceived as leading to increased occupational stress, impacting negatively on the psychological well-being of employees. This pragmatic study investigates the role of social support and dispositional affect as moderators of role stress post-restructuring for employees in a public utility company. A total of 176 employees, including 37 managers, 60 graded staff and 78 industrial staff completed a self-report questionnaire, approximately 1 year postrestructuring, retrospectively assessing role conflict, ambiguity, overload and positive and negative feedback pre- and post-restructuring. Results suggested that overall role stress increased for managers/ senior officers and graded staff, but not for industrial staff. Social support was linked with lower role stress, more positive feedback and less negative feedback at post-restructuring. For certain role stressors this impact was moderated by dispositional affect, but the effect was not consistent across occupational groups. Positive affect enhanced the effect of manager support in reducing role conflict for graded staff, and the effect of co-worker support in increasing positive feedback and reducing negative feedback for industrial staff. Findings suggest that managers should pay particular attention to support and feedback for employees during periods of chronic occupational stress following organizational restructuring.  相似文献

To test the psychometric properties and criterion validity of the Japanese version of the EffortReward Imbalance (ERI) Questionnaire (Siegrist, 1996), a survey was conducted among 105 male dental technicians. The Japanese version of the questionnaire was developed through a backtranslation process. Internal consistency and factorial structure were tested and the criterion validity with respect to musculoskeletal symptoms was estimated with the help of a correlation matrix and logistic regression analysis. In psychometric terms, the factorial structure of the scales measuring the components of the theoretical concept was replicated satisfactorily, and internal consistencies of the scales measuring the extrinsic and intrinsic components of the model were appropriate. Significant associations between components of the ERI and musculoskeletal symptoms were found. Logistic regression analysis revealed a significantly elevated risk of musculoskeletal symptoms in participants scoring high on the scale measuring the model's intrinsic component, 'overcommitment'. This study indicates that, at least for the occupational group under study, the Japanese version of the ERI Questionnaire is a feasible and psychometrically well justified new measure for assessing psychosocial stress at work with relevance to health.  相似文献

The concept of control is a prominent component of theories of stress. From a transactional framework, appraisal of control is seen as important in influencing coping behaviour. However, little attention has been paid to the measurement of the appraisal of control in a work-related situation. In this paper it is argued that situational control should not be reduced to a simple assessment of whether or not an individual has control over a given situation. Instead it is believed that it is important to identify the factors that an individual strives to have control of, as well as the perceived degree of control over those factors. A major component of the present study was the use of a measure that viewed control in this way and that examined control as a multifaceted construct (task control, predictability, self-control and general control). This paper reports on an analysis that examines the multifaceted nature of perceived control with other situational appraisals in the process of coping with workplace stress. A total of 134 employees from four public sector organizations in New Zealand took part in this research. Having control over work tasks was for this sample considered to be less important in giving a sense of control than either predictability or self-control. When it came to reporting how much control they actually had, respondents reported higher levels of self-control than other aspects of control. However, in general respondents reported lower levels of actual control than what they perceived it was important for them to have. This research emphasizes the importance of having a sense of self-control, particularly when it comes to the use of different coping strategies. Overall these findings point to the need to better understand the nature and type of control and its importance if we are to advance our knowledge of work stress.  相似文献

The aim of this study was to evaluate the effects of the introduction of a job rotation model on supermarket cashiers, with respect to psychophysiological stress reactions, muscle activity of the trapezius muscle (which covers the upper back, the neck and the shoulder), and musculoskeletal symptoms in the neck and shoulders. Thirty-one female cashiers were investigated before and after job rotation was introduced. Before the reorganization the participants were only performing cash register work at the checkout counters. After the reorganization they shifted between cash register work and work in different departments in the supermarket. At follow-up the participants, all right-handed, had a significantly lower diastolic blood pressure, and surface electromyography (EMG) showed a significantly decreased muscle activity in the trapezius muscle on the left side. Musculoskeletal symptoms of the neck and shoulders were only partly changed, and there was no change in prevalence of musculoskeletal pain, which was around 70%. From questionnaires, but not from self-ratings during work, it was found that the introduction of job rotation had been experienced as positive in several regards, although the perceptions of stress and hurry were the same at follow-up.  相似文献
