高校研究生导师多重角色胜任力模型的构建

通过行为事件访谈和问卷调查，初步构建了高校研究生导师胜任力模型。结果表明：（1）研究生导师胜任力模型包括17项胜任特征，可归为三个层次：个性特质、知识技能、管理能力。（2）该模型与中小学教师胜任力模型中的9项一致，与高校知识工作者胜任力模型及科研项目负责人胜任力模型皆有8项特征相一致，模型体现了研究生导师工作表现中的多重角色要求：教育者、研究者和管理者。（3）模型中所揭示应变力、目标导向、团队管理等方面的特质和能力较为内隐，不容易被识别，在现实中经常被忽视，但却是新形势下创新人才培养的重要前提，导师的管理能力应成为导师选拔、培训和考核的重要依据。

On the Construction of the Multiple-roles Competency Model of University Tutors

A competency model of university tutors is established by means of behavioral event interviews and ques- tionnaire. The results showed that： （1） The competency model includs 17 items of competencies, which could be grouped into three levels： personality trait, knowledge and skill, management ability. （2）There are 9 same items comparing the competency model of university tutors with the the primary and secondary school teacher＇s competen- cy model and 8 same items comparing the competency model of university tutors with the competency model of per- son in charge of scientific research project. The tutor＇s competency model reflects the assumed multiple roles＇ re- sponsibilities of tutors as an educator, a researcher and a manager. （3） The characteristics and ability of resilience, goal-oriented and the team management revealed in the model is more implicit, unrecognized, and is often over- looked in reality. But it is the important prerequisite for the innovative talents training in the new situation. The management capabilities should be an important basis for selecting, training and assessing university tutors.
