摘    要:当前高校辅导员队伍建设日益重要,但绩效评价仍是制约辅导员队伍的瓶颈,利用胜任力及360度评价理论对辅导员评价进行研究目前尚处于初始阶段。就目前高校辅导员绩效评价存在盲目追求客观公正,难以做到全面评价;为用人而用人,轻视评价激励;重结果轻过程,评价违背育人规律;评价指标笼统,不能有效反映绩效优劣等方面的误区,我们应进一步将胜任力360度反馈理论应用于高校辅导员评价,360度评价具体要做到兼顾辅导员个人发展;既要重结果也要重过程;促进高校辅导员胜任力不断提升;要同辅导员人力资源开发与管理有机结合起来。

Abstract:Construction of the team of college counselors is becoming increasingly important. However, the performance evaluation remains a bottleneck in the construction, and the 360-dergree evaluation theory is still in its initial stage. At present, many problems exist in the evaluation of the counselors. For example, there is blind pursuit of objective and impartial evaluation, which actually makes comprehensive assessment impossible ; inadequate emphasis is placed on the incentive function of the evaluation due to the advocacy of "promoting only those who have made achievements" ; importance is attached to the result but not the process, which results in violation of the educational law; the evaluation indexes are too general to show the actual quality of the performance. In view of these problems, the competence-based 360-degree feedback theory should be applied to the evaluation of college counselors. The 360-degree method requires due consideration of the development of the school and the counselor, emphasis on the result as well as the process, constant improvement of the counselor's competence and combination of exploitation and management of the counselor resources.
