摘    要:以往单纯从资源观或能力观的视角解释战略人力资源对企业竞争优势的影响难以让人信服,而且也没有弄清战略人力资源管理是如何让企业获得竞争优势的内在机理,严重影响了企业对人力资源的有效管理。基于资源和能力整合的观点认为,无论是企业的资源或者能力都难以独立地支撑企业获得竞争优势。基于资源和能力整合的观点,系统分析了战略人力资源具有价值性、稀缺性、难以复制性和无法替代的特点,但这也只是为企业获得竞争优势提供了可能;企业要想获得持久的竞争优势,必须将战略人力资源的这些特点与企业的组织协调性和组织柔性相结合。只有不断增强管理战略资源的能力,企业才能获得持久的竞争优势。

Abstract:It is difficult to understand and convince why a firm can gain competitive advantage from perspective of resources and capabilities,and it is not clear that how the strategic human resource management affect the competitive advantage of a firm.Based on the view on integration of resources and capabilities,it is difficult to gain a competitive advantage independently relying on resources or capabilities.Based on this new perspective,strategic human resources have features of valuable,rare,difficult to be replicated and replaced.Strategic human resources combined with corresponding management can help companies gain the competitive advantage.
