摘    要:"德才兼备"是中国评价领导者的重要内容,学者多关注团队领导者的"才"对创新的影响,鲜有研究探讨领导者的"德"与创新的关系。真实型领导与德才兼备中的"德"有着较好契合,本研究以113个研发团队的领导者及其574名员工为被试,运用多层次研究方法,探究真实型领导对创新的作用及机制。结果表明,个体导向的真实型领导透过上级支持对员工创新结果具有显著促进作用;团队导向的真实型领导透过团队协力对员工个体创新行为和团队整体的创新均有显著促进作用。本文提供了在中国情境下真实型领导对创新的多层次影响机制。

Abstract:Employee creativity has become the key to competitive advantage and organizational survival.With the comprehensive development of science and technology,the hero’s individual creativity model was replaced by the community-based and cross-organizational cooperation in an R & D team,which were a direct driving force for the organizational innovation.Leaders who can inspire employee creativity and team creativity at the same time were widely commended in practice."Having both ability and virtue integrity" is an important part for the evaluation of the Chinese leaders.Current studies reveal the relationship between leader’s ability and team’s creativity.However,scholars rarely discussed the relation-ship between leader’s virtue and creativity.In order to explore the factors that impact creativity from a multi-level perspective,survey data was collected from 113 R&D team leaders and 574 employees.The results of the analysis show that:(1) individual-level authentic leadership has a positive effect on employee creativity;(2) team-level authentic leadership has a positive impact on both employee creativity and team creativity;(3) the multilevel effect mechanism of authentic leadership to creativity:Superior support has a mediate effect between the individual-level authentic leadership and the employee’s creativity;team mutual plays a mediate effect between team-level authentic leadership and creativity of both individual employee and the team.In theory,the research has four innovation points:1) it developed an authentic leadership’s empirical study from individual level to team level;2) it revealed a multiple levels mechanisms among the team-level authentic leadership creativity;3) it built the "bridges" between authentic leadership and creativity;and 4) it verified the theory of authentic leadership which was put forth by western scholars in the Chinese localization.
