摘    要:如何借助不同类型的组织复杂性为企业创造效能已成为当前理论界及实践界研究的热点.本文基于文献研究提出了不同组织复杂性与组织效能的关系及影响这一关系的复杂适应性机理的假设.实证研究表明,转型经济环境下,结构复杂性与组织效能存在倒U型曲线关系,战略复杂性与组织效能存在U型曲线关系,目标复杂性与组织效能存在倒U型曲线关系;在复杂适应性的五个维度中,动态适应在组织复杂性与组织效能关系中起完全中介作用;自组学习及自主创新在这一关系中起部分中介作用;自发变革和柔性协作的中介作用不显著.研究结论对企业有效应对组织复杂性有重要指导意义.

Abstract:Using different types of organization complexity to create value for firms has currently become a central issue of organization theory and practice. Based on review of organizational complexity, this paper mainly discusses the relationship between organization effectiveness and organizational complexity, the results of empirical analysis show: firstly, there is an inverted U-shaped curve relationship between structural complexity and organization effectiveness, and the same is true of the relationship between goal complexity and organization effectiveness. However, strategic complexity is U-shaped curve related to organizational effectiveness. Secondly, Organizational complex adaptive plays a mediating role on the relationship between organization effectiveness and organizational complexity. Specifically, dynamic adaptation mediates the relationship between organization effectiveness and organizational complexity, self-organization learning and independent innovation mediates the relationship between organization effectiveness and organizational complexity, the mediating role of spontaneous change and the mediating role of flexible collaboration are all not significant. Therefore, the paper has theoretically carried on two beneficial explorations and supplements. (1) This research confirms the inverted U-shaped curve relation between organizational complexity and organization effectiveness. This result confirms the previous complex theory, for example, "the chaos edge", "self-organization" and so on. (2) This research has confirmed the mediating role of organizational complex adaptation, which give "the adaptation create the complexity" a new discussion and annotation. Furthermore, the conclusion would practically guide the current transitional economics in the context of Chinese business management. Firstly, firms must recognize that they should be aware of and be expected to the development stage of own organizational complexity, then, they can form different adaptive mechanisms to become complex adaptive organizations in order to achieve rapid development. Secondly, firms should foster five mechanisms of organizational complex adaptive in order to build complex adaptive organizations in particular. Thirdly, in Chinese transitional economic environment, firms should specially pay attention to spontaneous change and flexible coordination, which are often neglected by the current firms; however, they are all very important for firms.
