摘    要:不同样本的探索性因子分析和验证性因子分析表明,企业对科技人才提供的回报和期望的 贡献都是多维度的概念。企业对科技人才提供的回报有三个维度,即尊重科技人才、个人成长和物质回 报 ;企业对科技人才期望的贡献也有三个维度,即专业素质、认同组织和奉献精神。这些维度与以往文献 中针对其他员工群体的研究结果既有相似性,也有独特性。进一步分析发现,虽然绝大多数样本企业采 用平衡的雇佣关系模式,即工作导向型和组织导向型,但也分别有1/8左右的样本企业采用两种不平衡 的雇佣关系模式,即投入过度型和投入不足型。

Abstract:Based on the inducement-contribution framework,the content dimensions of employment relationships with Chinese sci-tech talents is identified . Exploratory factor analysis and confirmatory factor analysis indicated that : (1) both provided inducements and expected contributions of sci-tech talents were multidimensional concepts;(2) provided inducements consisted of respect,personal growth and material rewards while expected contributions consisted of professional qualities,organizational identification and spirit of dedication . Compared with other studies using other employee' s groups,the dimensions found in this study have many similarities and differences . Furthermore,this study found that the majority of enterprises used two balanced approaches (job-oriented and organization-oriented) . However,approximately one eighth enterprises used two unbalanced approaches (overinvestment and underinvestment ) respectively .
