This study focused on mediating and moderating processes underlying the relationship between work hours and well-being. Questionnaire data from 292 female employees in two UK public sector organizations were analysed. Drawing on effort-recovery theory and published empirical findings, it was hypothesized that work-family interference (WIF) would mediate the relationship between work hours and measures of well-being (psychological distress and family satisfaction), and that work-time control would moderate the association between work hours and WIF. Hierarchical regression analyses showed that, after controlling for demographic variables, neuroticism, and job demands, WIF mediated the effect of work hours on family satisfaction, although no evidence of mediation was found for the psychological distress outcome measure. Work-time control moderated the relationship between work hours and WIF; higher control buffered the effect of longer hours on WIF. These findings add to the literature on the role of WIF in the effort-recovery process by showing that longer work hours are not necessarily associated with higher work-family interference, and hence with poor recovery and impaired well-being. Instead, having a degree of control over work hours moderates the first link in this process. Thus, the provision by employers of some flexibility and control over work hours may help to reduce the potential negative impact of long work hours on employees.  相似文献

Due to growing work-family demands, supervisors need to effectively exhibit family supportive supervisor behaviors (FSSB). Drawing on social support theory and using data from two samples of lower wage workers, the authors develop and validate a measure of FSSB, defined as behaviors exhibited by supervisors that are supportive of families. FSSB is conceptualized as a multidimensional superordinate construct with four subordinate dimensions: emotional support, instrumental support, role modeling behaviors, and creative work-family management. Results from multilevel confirmatory factor analyses and multilevel regression analyses provide evidence of construct, criterion-related, and incremental validity. The authors found FSSB to be significantly related to work-family conflict, work-family positive spillover, job satisfaction, and turnover intentions over and above measures of general supervisor support.  相似文献

In modern Western life it is difficult to avoid work-family conflict. Therefore the resources that might reduce its negative outcomes on well-being and job attitudes come into focus. Our study contributes to the work-family conflict literature by exploring the indirect (moderator) and direct role of three work- and organization-related resources, i.e., job control, family supportive climate, organization-based self-esteem (OBSE), in the work-to-family conflict and well-being/job attitude relationship. Theoretically, the study tested the recently developed Job Demands-Resources (JD-R) model in the Scandinavian context. Data for the study were gathered from three differing Finnish organizations (health care district, ICT company, Cardboard mill; n=1252). In line with the predictions of the JD-R model, job demands (time- and strain-based work-to-family conflict) were more robustly associated with strain-based outcomes (physical symptoms), whereas job resources (job control, family supportive climate, OBSE) were more strongly linked to motivational-based outcomes (job satisfaction, organizational commitment). Both job control and family supportive climate moderated the relationships studied; high job control and family supportive climate buffered against the aversive effects of work-to-family conflict on well-being and job attitudes. These indirect effects also varied in relation to the independent, moderator, and dependent variables. However, OBSE did not operate as a buffering factor, although it showed significant direct effects. From a practical viewpoint, our findings suggest that job control and family supportive climate are resources that help employees to reduce the negative effects related to work-family conflict.  相似文献

In this study, we investigated job stressor ratings through Lazarus' transactional stress theory and the usefulness of supervisor ratings as an alternative to employee self-reports. Based on the finding that negative affectivity (NA) causes incumbents to over-report job stressors, we hypothesized that supervisors may also be affected by their NA when appraising an incumbent's job stressors. Building upon the literatures on judgement processes and social-cognitive information processing, we further hypothesized that stressor observability is an important boundary condition. Specifically, we hypothesized that the impact of NA on both self- and supervisor-reported job stressors should increase as stressor observability decreases. Moreover, we hypothesized that incumbent and supervisor ratings would converge less as stressor observability decreases. Data from 260 incumbent-supervisor dyads showed that stressor observability reduced the impact of supervisor NA on supervisor ratings (but not the impact of incumbent NA on incumbent stressor ratings). Further, as hypothesized, incumbent and supervisor ratings showed less convergence the less observable the stressor was. The results highlight the importance of personal and situational factors in the stressor appraisal process – an issue that advances both research and practice in the field of stressor ratings.  相似文献

Abstract

This study examined the direct and moderator roles of recovery experiences (psychological detachment from work, relaxation, mastery, and control) in the relationship between psychosocial work characteristics (i.e. time demands, job control, and justice of the supervisor) and occupational well-being (need for recovery, job exhaustion, and work engagement). The study was conducted among 527 Finnish employees from several occupational sectors who were employed in a variety of different jobs. Of the employees, 53% were women and the average age was 42.4 years. The moderated hierarchical regression analyses showed that psychological detachment and mastery were protective mechanisms against increased need for recovery in a situation of lack of job control. Also, relaxation protected against increased job exhaustion under high time demands. In addition, recovery experiences – psychological detachment and mastery in particular – had direct links to occupational well-being. Altogether, the study findings suggest that recovery experiences play a significant role in maintaining well-being at work.  相似文献

This study aimed to deepen our understanding of the motivational mechanisms involved in the relationship between transformational leadership (TFL) and employee functioning. Drawing on the TFL literature, the job demands–resources model and self-determination theory, we propose an integrative model that relates TFL to employee psychological health (burnout and psychological distress), attitudes (occupational commitment and turnover intention) and performance (professional efficacy, self-reported individual and objective organizational performance) through two explanatory mechanisms: perceived job characteristics (job demands and resources) and employee motivation (autonomous and controlled). This research was conducted in two occupational settings (nurses and school principals), using a distinct variable operationalization for each. Results of both studies provide support for the hypothesized model, suggesting that TFL relates to optimal job functioning (psychological health, job attitudes and performance) by contributing to favourable perceptions of job characteristics (more resources and less demands) and high-quality work motivation (more autonomous motivation and less controlled motivation) in employees. Theoretical contributions and managerial implications as well as directions for future research are presented.  相似文献

This study attempts to enhance our understanding of the inconsistencies reported in the literature concerning the relationship between work overload and work outcomes. We tested the proposition that work overload should be divided into two constructs based on its source: self-initiated overload (SIO), and organization-imposed overload (OIO). Based on the work stress and job crafting literatures, we expected that SIO and OIO would tend to relate differentially to the work outcomes of job satisfaction, emotional exhaustion, work–family conflict, job performance, and helping organizational citizenship behaviours. A study was conducted using three samples, the first consisting of full-time employed students in three countries (N?=?116), the second consisting of the nursing staffs of six private hospitals in Switzerland, and the third consisting of 161 middle manager–supervisor dyads in Switzerland. Two different measures of SIO and OIO were used. SIO was found to have a more beneficial relationship with the work outcomes than OIO, general supporting our hypothesis. This study investigates the associations between school principals’ job crafting and well-being. Drawing on the job demands-resources approach of the job crafting model and self-determination theory, we hypothesized that need satisfaction and need frustration act as likely mechanisms between the positive and negative effects of job crafting behaviors and work-related well-being (work engagement and burnout). Using cross-sectional data collected from a sample of Finnish school principals (n = 518), our structural equation model revealed that crafting structural job resources was positively associated with need satisfaction and negatively with need frustration. Increasing challenge job demands was positively associated with need satisfaction, which, in turn, was associated with higher work-related well-being. In addition, crafting structural job resources was directly positively linked to burnout as well as work engagement. Moreover, we found that decreasing hindrance demands was positively associated with burnout and negatively associated with work engagement via need frustration. No associations were found between crafting social resources, indicators of basic psychological needs, or work-related well-being. These findings provide insights into how principals determine their own basic psychological needs via job crafting, and how this is reflected in their work-related well-being. The study advances job crafting theory and self-determination theory, with important implications for practice and future research.  相似文献

Most orgnizations these days utilize groups for the performance of at least some tasks. There is therefore a need to examine the relationthip between job stressors and group functioning. Until now it has been proposed that employees who perceive high levels of stress in their jobs will have negative perceptions of the groups in which they work, in the form of reduced altruism and collective efficacy. They may also have higher levels of psychological strain. This study examined relations between job-related stressors and group perceptions (collective efficacy 3rd the prevalence of altruistic behaviour) in a sample of 2403 mililitary personnel, comprising 31 companies in two US Anny combat brigades. We also examined whether group perceptions mediated the relationship between stressors and both job satisfaction and subjective well-being. Results indicated that stressors were negatively associated with measures of group perceptions, and both job satisfiction and well-being. Furthermore, mediated regression analyses suggested that relations between interpersonal conflict and both job satitfaction and well-being were partially mediated by both group perception measures. These finding suggest that work-related stressors may negatively impact on group functioning, which may lead to employee strains. Implications of these finding are discussed, and suggestions are made for future research.  相似文献

The effects of work-family conflict on the well-being of a diverse sample of 342 non-professional employees from the greater Los Angeles area were examined. Data were collected at two points in time, and a rigorous research design was employed. The effects of self-report bias were considered by controlling for social desirability bias, and by collecting two sources of data (i.e. self-reports and co-workers reports). The results revealed that work-family conflict predicted employee well-being over and above social desirability bias. In addition, analyses were consistent when both self-reports and co-workers reports were utilized. Finally, work-family conflict was a longitudinal predictor of employee's positive well-being. Both cross-sectional and longitudinal analyses were consistent across self-reports and co-worker reports.  相似文献

The aim of this study was to provide insight into the differential relationships between job characteristics (job demands and resources) and employee functioning by examining the psychological and motivational processes involved. Drawing on self-determination theory, we tested a model in which job demands are positively related to negative manifestations of employee functioning (psychological distress and psychosomatic complaints) through psychological need frustration and low-quality work motivation (controlled motivation), whereas job resources are positively related to positive manifestations of employee functioning (work engagement and job performance) through need satisfaction and high-quality work motivation (autonomous motivation). Data were collected from 699 Canadian nurses. Structural equation modelling (SEM) results support the proposed model: psychological needs and work motivation partially mediated the relationship between job characteristics and employee functioning. Specifically, job demands negatively predicted employee functioning (high distress and psychosomatic complaints, low engagement and performance) through need frustration and controlled motivation. In contrast, while positively predicting need satisfaction and negatively predicting need frustration, job resources fostered optimal work motivation (more autonomous and less controlled motivation) and employee functioning. The implications for self-determination theory (SDT) and research on occupational health and stress are discussed.  相似文献

While employment improves health, having children at home does not. Indeed, the most likely work-family conflict for women is having children at home. In this study the effect of children on well-being was predicted to differ for employed and non-employed women. In addition, only amongst the employed women was locus of control hypothcsized to moderate this relationship. In a sample of women with partners (n = 116), using multiple-regression analysis, the results indicated that the number of children living at home, rather than the presence of young children, was associated with increased happiness in women. Employment was not predictive of women's well-being. However, it moderated the effect of number of children on their levels of happiness. In addition, non-employed women showed a U-shaped relationship between number of children and psychological distress. Finally, contrary to prediction, locus of control did not moderate the relationship between number of children and women's well-being. The findings are discussed in terms of the role expansion hypothesis.  相似文献

Drawing from the job demands–resources model, this study considers how task conflict reduces employees' job satisfaction, as well as how the negative task conflict–job satisfaction relationship might be buffered by supervisors' transformational leadership and employees' personal resources. Using data from a large organization, the authors show that task conflict reduces job satisfaction, but this effect is weaker at higher levels of transformational leadership, tenacity, and passion for work. The buffering roles of the two personal resources (tenacity and passion for work) are particularly salient when transformational leadership is low. These findings indicate that organizations marked by task-related clashes can counter the accompanying stress by developing adequate leadership and employee resources within their ranks.  相似文献

Using a sample of 887 volunteer emergency service workers in South Australia, we conducted a study based on the JD-R framework to examine the roles of three mediators in the relationship between job characteristics and volunteer well-being. These were (i) exhaustion as a mediator in the relationships between job demands and both poor mental health and turnover intentions; and (ii) work engagement and organizational connectedness as mediators in the relationships of job resources (training and organizational support) with happiness and turnover intentions. Organizational connectedness, a relatively new construct, is a positive state of well-being that involves an emotional connection with other workers, with service recipients and with aspects of the task and the organization's values. Results indicated that all three mediators were important in explaining volunteer well-being. Specifically, job demands were positively related to exhaustion, which, in turn, was linked to ill-health and turnover intentions. Job resources were positively related to work engagement and organizational connectedness, which were, in turn, negatively related to turnover intentions. However, while organizational connectedness mediated the relationship between job resources and happiness, this was not the case for work engagement. The roles of these variables in future research in paid and voluntary work are discussed.  相似文献

Over the last four decades, occupational stress researchers have given considerable attention to the potential correlates and consequences of workload. In the current study, we use meta-analysis (overall k = 336) to quantitatively review the workload literature. In analyses of hypothesized correlates, we found that social support was negatively associated (ρ = ?.20 for supervisor support; ρ = –.11 for co-worker support) and that trait negative affectivity (ρ = .22), role ambiguity (ρ = .28), role conflict (ρ = .44) and work-family conflict (ρ = .44 for work-to-family conflict; ρ = .20 for family-to-work conflict) were each positively associated with workload. Analyses examining hypothesized outcome variables suggest that workload is negatively associated with several indices of psychological and physical well-being (ρs were generally in the –.20s and –.30s), and affective organizational commitment (ρ = –.11), and is positively associated with turnover intention (ρ = .16) and absenteeism (ρ = .07).  相似文献

Job insecurity has received growing attention from researchers because it poses serious challenges for organisations and for society as a whole. However, there are insufficient studies about the processes through which job insecurity affects outcomes as well as potential ways to reduce its negative impact. This study focuses on the relationship between job insecurity and individual-level outcomes (in-role performance and organisational deviance) and examines if (a) job insecurity is positively and/or negatively related to work outcomes, (b) psychological contract breach acts as a mediator of the relationship between job insecurity and work outcomes, and (c) positive psychological capital (PsyCap) buffers the job insecurity–work outcomes relationship via psychological contract breach. With a sample of 362 employee–supervisor dyads, in which the outcome measures were collected from the supervisors, we found support for our hypotheses. Specifically, we found a moderated mediation effect, whereby PsyCap moderates the negative indirect relationship of job insecurity on outcomes through psychological contract breach.  相似文献
