以企事业单位的中基层管理人员的270份问卷为样本,采用多元回归对领导-部属交换对员工工作压力的影响及其中介机制进行分析研究。研究结果表明,领导-部属交换与员工工作压力为U型相关,与员工的领导支持感、工作满意度均为直线相关关系;领导支持感在领导-部属交换与工作满意度中起部分中介作用;工作满意度与员工工作压力为U型相关。研究结果为领导-部属交换负面效应的研究提供了中国情境下的经验验证,有助于把握领导-部属交换与员工工作压力的负面效应的作用方式和途径,使领导者意识到在实践中要关注"圈内人"身心健康,提高"圈外人"的领导-部属质量以降低员工的工作压力。  相似文献

Consistent with recent data showing a relationship between daily stress and mood, the authors investigated whether job specific factors would moderate the relationship between daily work stress and daily mood. Forty-three subjects from one teaching hospital initially completed questionnaires assessing the hypothesized moderator variables (emotional and informational support from the supervisor, job involvement, co-worker satisfaction, supervision satisfaction, and satisfaction with the meaningfulness of work). Thereafter, they completed questionnaires at the end of each workday assessing the number and negative perception of daily work stress and daily mood. After controlling for the effects of the different number of days for which data were available for each subject, the results showed that job involvement and all three facets of job satisfaction (supervision, co-worker, and work itself) moderated the relationship between the negative perception of daily work stress and mood. Neither emotional nor informational support from the supervisor moderated this relationship. Likewise, none of these variables moderated the relationship between the number of daily work events and mood. The results are discussed in terms of further research on daily work stress, and expanding and refining the focus on moderator variables.  相似文献

This study explores the roles of transfer of training and job satisfaction in the relationship between training and customer service quality. The data were collected from 230 employees and their supervisors and analyzed using structural equation modeling. The results show that training indirectly influences customer service quality through the mediation of transfer of training and job satisfaction. Moreover, training directly and indirectly affects transfer of training through the mediation of job satisfaction, which in turn partially mediates the relationship between transfer of training and customer service quality. Furthermore, perceived organizational support (POS) moderates the relationship between training and transfer of training. This study extends social exchange theory, norm of reciprocity, and goal setting theory. Practical implications and future research directions are discussed.  相似文献

This study investigates how job satisfaction and turnover intentions are related to external reputation as perceived by employees and their pride in membership. Based on a cross‐sectional survey including 439 employees, it also provides insights into external reputation as a possible source of collective pride. Study results indicate that, in agreement with social identity theory, outsiders' views of the organization are closely associated with employees' pride in organizational membership as well as job satisfaction. Both pride and job satisfaction mediate the relationship between perceived external reputation and turnover intentions. Hence, a favourable reputation matters in managing turnover intentions and is closely related to employee pride and satisfaction. Tenure of employees is positively associated with pride while intensive customer contact is negatively related to perceived external reputation and pride. Implications pinpoint the need for alignment of reputation management and human resources management. Furthermore, managers need to focus on new staff and employees with frequent customer contact and should implement pride‐building strategies according to the tenure of employees and intensity of customer contact.  相似文献

作为一种工作资源,组织支持感是员工工作投入的重要预测变量。但是,基于社会交换理论,组织支持感也可能增加员工角色外的投入、减少对工作角色的投入。在一定条件下,组织支持感与工作投入可能存在非线性的关系。采用302名证券行业员工问卷,考察组织支持感与工作投入的曲线关系,进一步探索情感承诺对该曲线关系的调节作用。在检验共同方法偏差的基础上,采用多项式回归对研究假设进行检验。研究结果表明,在控制员工的情感承诺后,组织支持感与工作投入呈显著U形曲线关系。情感承诺显著调节组织支持感与工作投入的曲线关系,即情感承诺高的员工,组织支持感与工作投入呈U形曲线关系;而情感承诺低的员工,组织支持感与工作投入呈显著线性关系。总体而言,研究结果进一步支持组织支持感对工作投入潜在的负面影响,尤其是具有高情感承诺的员工其感知到的组织支持只有超过一定水平后才会对工作投入产生积极的影响。  相似文献

Research on presenteeism has largely focused on its prevalence, determinants and consequences on the health of both employees and organizations. To date, few studies have examined the influence of presenteeism on workers’ attitudinal and motivational responses. Based on the Effort–Recovery Theory, this study evaluates the mediating effect of work engagement in the relationship between presenteeism and job satisfaction. Building on previous work, this study also proposes to consider perceived organizational support as a moderator of the work engagement–job satisfaction relationship. Presented in the form of a mediated moderation model, the results of bootstrapped regression analyses show three main results. First, presenteeism is negatively associated with work engagement and job satisfaction. Secondly, work engagement is one of the factors through which presenteeism influences job satisfaction. Thirdly, perceived organizational support moderates the association between work engagement and job satisfaction so that, at a low level of work engagement, feeling supported by the organization makes a difference on job satisfaction. Overall, this research is part of the limited number of studies that have focused on the interplay existing between presenteeism and its consequences in terms of job attitudes.  相似文献

Research on work stress has highlighted its negative outcomes for both individuals and their employers. Overseas assignments are more stressful than domestic assignments, and their relatively high failure rates are well documented. We suggest, however, that certain types of stress can positively affect expatriate performance. Based on role theory and the distinction between hindrance and challenge stressors, we develop hypotheses regarding the influence of role ambiguity and role novelty on expatriate success. We also conceptualize and empirically investigate the moderating influence of expatriates' perceptions of organizational support and supervisor support. Our hypotheses are tested using a sample of 125 Japanese expatriate managers in Germany. We find that role ambiguity is a hindrance stressor and negatively affects job satisfaction and work adjustment, while role novelty acts as a challenge stressor and positively affects job satisfaction, task performance and work adjustment. Our findings also show that perceived organizational support attenuates the negative effects of role ambiguity on work adjustment and strengthens the positive effect of role novelty on job satisfaction. We also find that supervisor support positively moderates the positive effect of role novelty on job satisfaction and work adjustment.  相似文献

Factor analyses of the ratings of individual job stressors identified two job-stress factors, job pressure and lack of support, which were differentially related to age, gender, occupational level, locus of control, and job tenure and satisfaction. All three occupational groups attributed greater intensity to stressors that reflected lack of organizational support than to job pressures. Managers reported experiencing job pressures more often than professionals/engineers, but attributed less stress intensity to these pressures. 'Lack of opportunity for advancement' and 'inadequate salary' were the most salient stressors for the clerical workers. Implications of the findings for the design of stress management and organizational change programmes were discussed.  相似文献

This paper considers the psychological consequences of perceived age discrimination, and the buffering effect of social support. Findings suggest that age discrimination acts as a stressor, with negative effects on job and life satisfaction, perceived power and prestige of the job, and affective and normative commitment, along with positive effects on withdrawal cognitions and continuance commitment. For work‐based social support, there were positive main effects on job and life satisfaction, power and prestige of the job, and affective and normative commitment, and a negative main effect on withdrawal cognitions. However, there were no significant moderating effects for work‐based social support, and we found the anticipated buffering effect for non‐work‐based social support only for life satisfaction, with reverse buffering for job satisfaction and normative commitment  相似文献

Based on data from 2091 call centre representatives working in 85 call centres in the UK, central assumptions of affective events theory (AET) are tested. AET predicts that specific features of work (e.g. autonomy) have an impact on the arousal of emotions and moods at work that, in turn, co‐determine job satisfaction of employees. AET further proposes that job satisfaction is an evaluative judgement that mainly explains cognitive‐based behaviour, whereas emotions and moods better predict affective‐based behaviour. The results support these assumptions. A clear separation of key constructs (job satisfaction, positive and negative emotions) was possible. Moreover, correlations between several work features (e.g. supervisory support) and job satisfaction were, in part, mediated by work emotions, even when controlling for gender, age, call centre type (in‐house versus outsourced centres) and call centre size. Predictions regarding consequences of satisfaction and affect were partly corroborated as continuance commitment was more strongly related to job satisfaction than to positive emotions. In addition, affective commitment and health complaints were related to both emotions and job satisfaction to the same extent. Thus, AET is a fruitful framework for explaining why and how specific management strategies used for designing work features influence important organizational attitudes and well‐being of employees.  相似文献

Many organizations are trying to improve the generation and utilization of knowledge. The activities associated with these efforts are identified as organizational knowledge management (KM). While much has been written about knowledge management from the organizational level, the success of such efforts over the long run will depend upon on how KM activities impact important outcomes as perceived by those at the employee level who actually implement the activities. This study used the input‐process‐output framework of team effectiveness to investigate the relationship between selected KM‐related activities on integrated product and process development team members' satisfaction with their project's success and the impact they expected it to have on the organization. The results indicate that team‐level leadership and support (i.e., inputs), along with knowledge generation and dissemination (i.e., processes), are key drivers of member performance‐related ratings (i.e., outputs). Finally, and possibly most importantly, a number of interactions were evident suggesting that the KM processes moderate the effects of the KM inputs. Using the act frequency approach we developed and operationalized two constructs: perceived organizational readiness for change and perceived organizational unreadiness for change. Using a sample drawn from five Canadian public sector organizations, it was found that perceived readiness for change can be conceptualized with three sub-constructs: commitment of senior managers to the change, competence of change agents, and support of the immediate manager. Perceived unreadiness for change had two sub-constructs: poor communication of change and adverse impact of change on work. Using structural equation modelling techniques, the measurement scales of all these constructs were tested for reliability and validity using job stress and perceived organizational support as outcome variables.  相似文献

The effects of social support on the job stress (role ambiguity)-strain (job dissatisfaction, intent-to-turnover, health problems) relationship were investigated in shiftworking (second and third shifts) and non-shiftworking (first shift) groups of nurses (N = 191). Previous research indicates that shiftworkers frequently report problems of social integration as a negative aspect of their jobs. Additionally, shiftworkers demonstrate a number of stress-related illnesses. Social support has been hypothesized to show its strongest stress-buffering (i.e. moderating) effects in high stress environments. In other words, persons with higher levels of social support are less likely to be negatively affected by high stress environments. It was hypothesized that individuals working on shiftwork would demonstrate stronger moderating effects of social support on the job stress-strain relationship than non-shiftworkers because of the stressful nature of shiftwork and the importance of social integration difficulties to shiftworkers. The dependent measures used in the analyses were global job satisfaction, intent-to-quit, and perceived health problems. Main and moderating effects of social support were found for several of the analyses. For shiftworkers, this buffering effect was significantly greater for supervisor social support on global job satisfaction and intent-to-quit. Implications of the findings are discussed.  相似文献

Autonomy is known for its positive effects and its use in management practice. Recently an urgent debate has emerged on its drawbacks on individual outcomes. In this study, we investigate and test a model on the effect on individual learning of an autonomy‐supportive teaching style and its interplay with the learner's previous experience and perceived management support. Specifically, while research has emphasized the positive effect of similar contexts, this study focuses on its differential effect on short‐term and long‐term learning outcomes, challenging the traditional view of autonomy. We also explore how job experience and management support can improve the effects of autonomy on individual learning. We test our model by collecting longitudinal data on a sample of 200 individuals participating in a training programme on managerial skills. Our results show that (1) the extent to which teachers were perceived as autonomy‐supportive presents a linear relationship with short‐term learning outcomes (utility reactions) and a positive curvilinear relationship with training transfer in the long term; (2) learner job experience and perceived management support for learning have a positive moderating effect on the linear relationship between autonomy and learning outcomes.  相似文献

The incidence of various stressors at work and outside work was examined in a group of public service workers with a large Canadian federal government department. Workers were either in clerical, technical and supervisory ('officers'), or management positions. Measures of work stress included role stressors (load, insufficiency, conflict ambiguity and responsibility), as well as stress due to the physical environment. Both life events and daily hassles were included as measures of non-work stress. The consequences of stress were considered in terms of vocational, psychological, interpersonal, and physical strain, as well as in terms of job satisfaction and organizational commitment. Potential moderators of stress included social support and self-esteem. Among work stressors conflict, ambiguity and insufficiency were the more closely associated with vocational outcomes. MANCOVA followed by discriminant function analysis showed that clerical workers were distinguished by higher levels of insufficiency, officers by higher levels of conflict and the lowest levels of job satisfaction and organizational commitment, and managers by higher levels of perceived responsibility for others. The results are discussed in terms of social role theory.  相似文献

We investigate how self‐monitoring combines with the degree of perceived job autonomy to affect contextual performance. We explore both a mediation model, built on theories on individual differences in the perception of job characteristics, and a moderation model, built on theories of the interaction between personality and perceived job situation. Empirical evidence suggests that self‐monitoring and perceived job autonomy significantly predict contextual performance. In addition, an interesting paradox emerges: high self‐monitors are likely to perceive higher job autonomy than low self‐monitors but appear to benefit less from perceiving high job autonomy than low self‐monitors. This paper provides a richer understanding of the controversial nature of the self‐monitoring construct and offers a new specification of the combination between perceived situational and personality variables in the prediction of behavioural outcomes.  相似文献

To date, few studies have focused on employee reactions to the quality-related aspects of the introduction of New Public Management (NPM). The aim of this study was to investigate the effects on employee strain and satisfaction of the implementation NPM in a public service organization. The study was designed as an empirical examination of the 'context-dependent approach' ( Edwards, Collinson, & Rees, 1998 ). This approach suggests that effects of an organizational change depend on the context of the implementation, i.e. organizational aspects (implementation strategies), job content and job context dimensions. They employed a single-case longitudinal design. The case was a large municipal service unit responsible for the public housing system of a city in Austria. The sample consisted of 217 employees. Measurements were taken before the organizational change, and at two different times during the change process. While the implementation of NPM can be considered to have been an organizational success (increase in customer satisfaction), it was accompanied by increases in job strain, and, at the same time, mixed results in job satisfaction. Less qualified employees mainly responsible for the customer interface experienced the organizational change most negatively. Using structural equation modelling, the context-dependent approach was empirically confirmed. Job control, role clarity and information were found to be the most important job and organizational resources.  相似文献

A self-completion questionnaire survey was carried out, resulting in a sample of 675 white collar public sector employees. The survey examined the frequency of occurrence of work-based stressors and perceived control, and included a general measure of job satisfaction. The results revealed that higher levels of job satisfaction were reported by employees in higher grades. It was also observed that higher grades perceived more control within their working environment. No gender differenccs were found concerning reported stress problems, although significant differences were observed across grades in relation to role differentiation. Multivariate analyses revealed that grade effects were largely accounted for by differences in perceived control. Perceived control, role-based and organizational stressors as well as gender were the strongest contributors in predicting reported job satisfaction.  相似文献
