The intensity and frequency of occurrence of 30 job stressors as measured by the job stress survey (JSS) were examined in white-collar employees of a large manufacturing firm, consisting of 68 managers, 171 professional (mostly engineers), and 69 clerical personnel. The highest levels of stress intensity were attributed to 'lack of opportunity for advancement' and 'poor or inadequate supervision'. Individual stressors rated as occurring most often during the past six months were 'frequent interruptions', 'meeting deadlines', and 'dealing with crisis situations'. Factor analyses of the ratings of individual job stressors identified two job-stress factors, job pressure and lack of support, which were differentially related to age, gender, occupational level, locus of control, and job tenure and satisfaction. All three occupational groups attributed greater intensity to stressors that reflected lack of organizational support than to job pressures. Managers reported experiencing job pressures more often than professionals/engineers, but attributed less stress intensity to these pressures. 'Lack of opportunity for advancement' and 'inadequate salary' were the most salient stressors for the clerical workers. Implications of the findings for the design of stress management and organizational change programmes were discussed.  相似文献

Despite the recognition that poor working relationships can contribute to strain (Chen and Spector 1991, Cooper and Marshall 1978, Kahn and Byosiere lY92, Spector 1987, Spector et al. 1988) and increasing concern over violence and aggression in the workplace (Northwestern National Life Insurance Co. 1993), little research attention has been paid to hostile interpersonal interaction as a work-related stressor. While recent work has focused on interpersonal conflict and sexual harassment as stressors, emotionally abusive interactions have remained largely unaddressed by the organizational stress literature. These interactions are characterized by hostile verbal and non-verbal, non-physical behaviours directed by one or more persons towards another that negatively affect the target's sense of him/herself as a competent person and worker (Keashly et al. 1994, Leymann 1990). The current study examined whether emotional abuse contributed uniquely to understanding work-related stress in student residence assistants (RAs). Seventy-six RAs employed by a Canadian university responded to a questionnaire on the quality of their work experience. The stressors examined were role conflict, role overload, role ambiguity, and number, frequency, and impact of abusive events with dormitory residents. Outcome variables included job-related tension, job satisfaction, job commitment, and intention to leave. Emotional abuse contributed similar amounts of unique variance as the role state stressors to the variables of tension, job satisfaction and intention to leave suggesting emotional abuse is an important and uniquc workplace stressor. Implications of these findings for future research are discussed.  相似文献

This paper examines the relationships between workforce size and four work-role stressors, along with two variables that are proposed here to mediate these relationships: objective organizational support and perceived organizational support. A total of 112 clerical workers in organizations of 1-500 employees participated in the study. Workforce size was positively associated with role ambiguity, role conflict, quantitative and qualitative role overload, and objective organizational support; and it was negatively correlated with perceived organizational support. Partial correlations were then computed between workforce size and role stress, controlling sequentially for objective and perceived support. The relationships between workforce size and the four role stressors remained significant when objective support was controlled. However, the corresponding relationships were non-significant after partialling out the effects of perceived organizational support, which suggests that the effect of workforce size on role stressors is indirect, and a function of perceived organizational support.  相似文献

Karasek's (1979) hypothesis that perceived control interacts with various job stressors in affecting employee satisfaction and health was tested. It was proposed that high levels of perceived stress would only be associated with poor health and negative affect in the presence of low control. One hundred and thirty-six clerical workers at a major US university completed questionnaries containing the measures of interest. The results of regression analyses failed to support the interaction hypothesis. However, measures related to both control and job stressors were found to correlate with satisfaction and health outcomes, as has been found in prior research. Limitations of the self-report and correlational methodology are discussed.  相似文献

Research on work stress has highlighted its negative outcomes for both individuals and their employers. Overseas assignments are more stressful than domestic assignments, and their relatively high failure rates are well documented. We suggest, however, that certain types of stress can positively affect expatriate performance. Based on role theory and the distinction between hindrance and challenge stressors, we develop hypotheses regarding the influence of role ambiguity and role novelty on expatriate success. We also conceptualize and empirically investigate the moderating influence of expatriates' perceptions of organizational support and supervisor support. Our hypotheses are tested using a sample of 125 Japanese expatriate managers in Germany. We find that role ambiguity is a hindrance stressor and negatively affects job satisfaction and work adjustment, while role novelty acts as a challenge stressor and positively affects job satisfaction, task performance and work adjustment. Our findings also show that perceived organizational support attenuates the negative effects of role ambiguity on work adjustment and strengthens the positive effect of role novelty on job satisfaction. We also find that supervisor support positively moderates the positive effect of role novelty on job satisfaction and work adjustment.  相似文献

Recent research suggests that the relationship between job insecurity and psychological outcomes is more negative among permanent compared with temporary workers. We investigate possible interaction effects between job insecurity and type of contract (temporary versus permanent) for various psychological outcomes (job satisfaction, organizational commitment, life satisfaction, and self-rated performance), some of which have received little attention. We aim to explain these interaction effects, while taking into account the heterogeneous nature of temporary workers in terms of tenure, employment prospects, and wish to do temporary employment. We argue that permanent workers expect higher levels of job security; job insecurity breaches permanent workers' but not temporary workers' expectations. This may relate to unfavourable outcomes. Similarly, the heterogeneous nature of temporary workers may relate to job security expectations and thus to reactions to job insecurity. This study was conducted on a sample of 477 temporary and permanent workers from various occupational sectors in Belgium. The results suggested that the interaction effect between job insecurity and contract type may be limited to job satisfaction and organizational commitment. Furthermore, permanent workers had higher expectations about job security. Breach of these expectations furthermore mediated the relationship between job insecurity and all outcomes, except for self-rated performance. However, the heterogeneity indicators were found to be unrelated to job security expectations.  相似文献

A self-completion questionnaire survey was carried out, resulting in a sample of 675 white collar public sector employees. The survey examined the frequency of occurrence of work-based stressors and perceived control, and included a general measure of job satisfaction. The results revealed that higher levels of job satisfaction were reported by employees in higher grades. It was also observed that higher grades perceived more control within their working environment. No gender differenccs were found concerning reported stress problems, although significant differences were observed across grades in relation to role differentiation. Multivariate analyses revealed that grade effects were largely accounted for by differences in perceived control. Perceived control, role-based and organizational stressors as well as gender were the strongest contributors in predicting reported job satisfaction.  相似文献

The main effects of four domains of control (task, decision, resource, physical environment) on job satisfaction and their interactions with three types of job stressors (task demands, role conflict, interpersonal conflict) were examined in a sample of 765 Canadian nurses. Multiple regression analyses were conducted to determine the proportion of variance in job satisfaction that could be accounted for by job stressors, control, and the interaction of stressors and control in that order. The job stressors were analysed separately and as a composite job demands score, as were the four domains of control. The results indicated that the proportion of variance in job satisfaction increased with the addition of control for the composite scores and for task, resource, and physical environment control. However, decision control did not account for additional variance in job satisfaction above that for any of the job stressors. In addition, none of the stressor x control interactions were significant. The results support previous attempts to test the moderating effects of control, suggesting that perceived control is not a moderator of job stress but rather that it has a direct influence. The relevance of the different domains of control for nurses is discussed.  相似文献

Abstract

This paper reports a study which examined: the effects of job stress on strain, the pattern of stress and strain in three different work groups, and differences in the levels of job stress and strain due to occupational level The respondents consisted of ‘executives’ from a large steel manufacturing organization. Regression analyses indicated that job future ambiguity had a significant negative effect on job satisfaction in each group of executives. Further, role overload (in the case of production executives) and role ambiguity (in the case of data processing executives) had negative effects on job satisfaction. Role overload accounted for fatigue among the personnel as well as among production executives. The data indicated that the patterns of stress and strain were different in the three groups of employees. The examination of differences due to occupational level indicated that the employees of middle levels had more role ambiguity than those at the higher levels. No significant differences were observed on other dimensions. The implications of these findings are discussed.  相似文献

Construction work is an inherently dangerous occupation and exposure to additional job stressors is likely to exacerbate the level of danger, increasing workers’ risk for injury. Thus, it is important to identify and then reduce worker exposure to extraneous job stressors. This study examines the relationships between a variety of job stressors and injury or near-miss outcomes among construction workers. Self-reported questionnaire data collected from 408 construction labourers (male and female) via telephone interview were analysed using structural equation modelling. A theoretical model was tested whereby work stressors, classified into three groups, could be related, either directly or indirectly through the mediating effects of physical or psychological symptoms/strain, to self-reported injuries and near misses. Ten of the 12 work-related stressors were found to be directly related to either injury or near misses, including: job demands, job control, job certainty, training, safety climate, skill under-utilization, responsibility for the safety of others, safety compliance, exposure hours, and job tenure. Other stressors (i.e. harassment/discrimination, job certainty, social support, skill under-utilization, safety responsibility, safety compliance, tenure in construction) were indirectly related to injuries through physical symptoms or indirectly related to near misses through psychological strain. There was no support for the modelled gender differences. Implications for health and safety on construction sites are discussed.  相似文献

Abstract

In modern Western life it is difficult to avoid work–family conflict. Therefore the resources that might reduce its negative outcomes on well-being and job attitudes come into focus. Our study contributes to the work–family conflict literature by exploring the indirect (moderator) and direct role of three work- and organization-related resources, i.e., job control, family supportive climate, organization-based self-esteem (OBSE), in the work-to-family conflict and well-being/job attitude relationship. Theoretically, the study tested the recently developed Job Demands–Resources (JD-R) model in the Scandinavian context. Data for the study were gathered from three differing Finnish organizations (health care district, ICT company, Cardboard mill; n=1252). In line with the predictions of the JD-R model, job demands (time- and strain-based work-to-family conflict) were more robustly associated with strain-based outcomes (physical symptoms), whereas job resources (job control, family supportive climate, OBSE) were more strongly linked to motivational-based outcomes (job satisfaction, organizational commitment). Both job control and family supportive climate moderated the relationships studied; high job control and family supportive climate buffered against the aversive effects of work-to-family conflict on well-being and job attitudes. These indirect effects also varied in relation to the independent, moderator, and dependent variables. However, OBSE did not operate as a buffering factor, although it showed significant direct effects. From a practical viewpoint, our findings suggest that job control and family supportive climate are resources that help employees to reduce the negative effects related to work–family conflict.  相似文献

Most orgnizations these days utilize groups for the performance of at least some tasks. There is therefore a need to examine the relationthip between job stressors and group functioning. Until now it has been proposed that employees who perceive high levels of stress in their jobs will have negative perceptions of the groups in which they work, in the form of reduced altruism and collective efficacy. They may also have higher levels of psychological strain. This study examined relations between job-related stressors and group perceptions (collective efficacy 3rd the prevalence of altruistic behaviour) in a sample of 2403 mililitary personnel, comprising 31 companies in two US Anny combat brigades. We also examined whether group perceptions mediated the relationship between stressors and both job satisfaction and subjective well-being. Results indicated that stressors were negatively associated with measures of group perceptions, and both job satisfiction and well-being. Furthermore, mediated regression analyses suggested that relations between interpersonal conflict and both job satitfaction and well-being were partially mediated by both group perception measures. These finding suggest that work-related stressors may negatively impact on group functioning, which may lead to employee strains. Implications of these finding are discussed, and suggestions are made for future research.  相似文献

Factors related both to the experience of prolonged stress and to recurrent low back pain were analysed by means of questionnaire responses of planners (n = 146) and workers (n = 315) in the Finnish metal industry. Job factors and overall satisfaction turned out to be related independently to stress in both groups. The strongest relation was found between stress and organizational job characteristics. Among the workers physical exhaustion and defects in ergonomy were also related to the experience of stress. Factors related to low back pain were mainly physical in origin, although organizational factors also made some contribution to such pain.  相似文献

Drawing from the job demands–resources model, this study considers how task conflict reduces employees' job satisfaction, as well as how the negative task conflict–job satisfaction relationship might be buffered by supervisors' transformational leadership and employees' personal resources. Using data from a large organization, the authors show that task conflict reduces job satisfaction, but this effect is weaker at higher levels of transformational leadership, tenacity, and passion for work. The buffering roles of the two personal resources (tenacity and passion for work) are particularly salient when transformational leadership is low. These findings indicate that organizations marked by task-related clashes can counter the accompanying stress by developing adequate leadership and employee resources within their ranks.  相似文献

This study was carried out to identify potential sources of stress for bus drivers working for the established operator in a major UK city, six months after the deregulation of bus transport. The focus was to assess the mental health and job satisfaction of the drivers. An interview programme was followed by a questionnaire survey of 376 male bus drivers. Major problem areas related to health and home-related concerns, problems intrinsic to the job, lack of involvement and support during the organizational changes occurring and fears regarding physical assault. Existing problems had been intensified as a result of streamlining and increased competition. The bus drivers were found to demonstrate lower levels of job satisfaction and unfavourable scores on mental-health indices when compared to normative samples, which was associated with their work-related stressors. The impact was significantly reduced for those men driving the newer minibuses in contrast to the traditional 72-seater double-decker buses.  相似文献

This study attempted to determine if individual value systems, organizational investments, and personal constraints affect organizational commitment directly or only indirectly through job satisfaction. Previous research has determined that certain job characteristics exert only indirect effects on the value or affective dimension of organizational commitment. The purpose of this study was to examine whether other categories of antecedents have any direct effects on value commitment. The study used hierarchical regression on data from 270 evening MBA students employed full-time in managerial or professional positions. Results showed that organizational investments and the Protestant Work Ethic both exerted significant direct effects on organizational commitment as predicted. Personal constraints showed a negative relationship with value commitment, opposite to the prediction, while the effect of the Materialistic Work Ethic was nonsignificant. However, job satisfaction showed a substantially higher correlation with value commitment than did any other antecedent.  相似文献

Using a sample of 468 participants, from two organizations, this study examined direct and moderating relationships between hardiness (a composite of challenge, control, and commitment), life and work stressors, and a variety of health-related outcomes. The results indicated that hardiness did not moderate the relationship between stressors and outcomes as reported by others (e.g. Kobasa 1982a). However, hardiness did have significant direct effects on emotional and psychological factors thought to be related to personal well-being and work performance. Hardy individuals reported higher levels of job satisfaction and fewer tensions at work dun did the less hardy. In general, hardy individuals experienced a higher quality of life and a more positive affect while being more energized and less negative about life. Hardy individuals also reported fewer somatic complaints and tended to be less depressed and anxious than individuals low in hardiness. In addition, hardiness was negatively related to all four measures of life and work stress implying that hardiness may not be independent of life demands.  相似文献

This study examined the relationship between unrealistic expectations of organizational newcomers regarding job stressors and subsequent adjustment to the new job. Using a sample of 91 new employees, measures of expected stressors (gathered prior to the first day of work) were compared with stressors reported after six months on the job. The study examined the relationship between the accuracy of expected stressors (demands) and three indicators of job adjustment: job satisfaction; job involvement; and distress symptoms. The results provided partial support for the hypothesis that newcomers who underestimate job stressors have more difficulty adjusting on the new job than do newcomers who overestimate job stressors.  相似文献
