Despite the widespread use of multi-source behavioral feedback as a method of leadership development, little research has been conducted to identify facilitating conditions that can make the feedback more effective. This article reports results from a longitudinal field experiment on the effects of providing feedback about influence behavior to middle managers in the corporate office of a supermarket chain. Managers who only attended a single feedback workshop were compared to managers who attended a second feedback workshop several months after the initial one. A significant increase in the use of “core” influence tactics with subordinates and peers was found only for the managers who received repeated feedback, and they were also rated higher in overall effectiveness by their bosses. Practical implications for leadership development and suggestions for future research are discussed.  相似文献

Middle managers have been under attack as organizational downsizing and reengineering have reduced their number. They are also frequently portrayed as obstructive and resistant to change. However, recent research suggests that managers at middle levels in organizations may be able to make a strategic contribution. Data from research on how managers in an organization undergoing transformation experience change are used to build on this existing research to demonstrate that middle managers fulfil a complex 'change intermediary' position during implementation. The findings reveal that a key aspect of this position is the need for middle managers to engage in a range of activities to aid their interpretation of the change intent. This interpretation activity then informs the personal changes they attempt to undertake, how they help others through change, how they keep the business going during the transition and what changes they implement in their departments. The interpretation aspect of their role is often overlooked, leading to workload issues and role conflict. These findings offer an alternative perspective on perceived middle manager resistance and lead into suggestions for future research and organizational implications.  相似文献

Information technology (IT) outsourcing vendor organizations contain isolated business units whose creation and sustenance greatly facilitate business operations. But they also introduce important challenges for organizational knowledge management (KM). In this paper, based on 7 months of intensive field-work at India Inc., a leading Indian IT firm, we looked at how members’ identification with two organizations, their own and their client organization, influences their compliance with an organizational KM initiative. The findings show that members have difficulties in complying with the expectations of the organizational KM initiative owing to a stronger identification with their client organizations. At the same time, they comply readily with KM initiatives at the business unit level. The findings show that KM managers at India Inc. use the help of middle level managers in the business units in their efforts to improve members’ compliance with organizational KM. Theoretical and managerial implications of the study are discussed.  相似文献

The paper takes a processual approach (Mintzberg and Waters, 1985; Pettigrew, Ferlie and McKee, 1992) in conjunction with a typology of middle-management influence upon strategic change (Floyd and Wooldridge, 1992) to investigate the role of middle managers in business planning in the National Health Service (NHS). Over time, as the business planning process becomes increasingly one which adopts a top-down approach, the main influence middle managers have is upon the implementation of deliberate strategic change. Middle managers modify the implementation of deliberate strategy by contesting the performance indicators that form the basis of the business planning framework. In particular they draw upon features of inner and outer context of the organization to question the legitimacy of business planning. However, the findings also show, albeit to a limited extent, that middle managers are purveyors as well as recipients of change. That middle managers can have upward influence has important implications for policy-makers since potentially, middle managers can enjoy an enhanced role and add value to organizations, in this case to patient care. Therefore recent attacks upon their numbers and role may be misplaced. In addition a high degree of central intervention in the NHS generally may be inappropriate, since it militates against an enhanced role for middle managers.  相似文献

Building on recent efforts to bring a socio-political perspective to social capital research, we develop and test a multilevel framework that explains why middle managers who occupy brokerage positions differ in their ability and willingness to engage in entrepreneurial behavior. More specifically, we provide a contextualized understanding of the links among middle managers' brokerage, their political-support ties, and their personal initiative. Results derived from data on 383 middle managers and 72 top managers in 34 business units indicate that political-support ties with top managers strengthen the relationship between middle managers’ brokerage and personal initiative. However, this positive effect depends on the social capital resources available in the focal business unit. It is attenuated in business units with a supportive and trusting social context and amplified in business units with high levels of internal connectedness. By uncovering these incompatibilities and complementarities, our study demonstrates the value of accounting for different social capital configurations and the interplay of their inherent social capital resources when examining the effects of brokerage on corporate entrepreneurship.  相似文献

This is a story of how a group of middle managers moved beyond just implementing their firm’s tightly prescribed strategy for developing an international venture to the point where it could be argued that they failed to accomplish the four clear strategic objectives set by the firm’s executive management. Instead, the authors suggest, their success was in collectively orchestrating an emergent strategy1 which provided the executive with a better, more profitable and durable embodiment of their strategic vision.Operating between the parent firm’s original strategic intent and the political and economic realities of the host country environment, their strategic influence is worthy of close examination. They can be divided into two distinctive groups—parent country nationals and host-country nationals—and the extent to which they co-operate with or obstruct each other will have a significant effect on the success of the enterprise.2 The middle management in this case example, an Irish company launching a mobile telecommunications network in Jamaica, is drawn from both groups. This article investigates the apparent autonomy from executive control afforded these particular middle managers to identify the contingent factors that appear to allow, or constrain, their positive transmutation of the original strategic objectives. The key questions addressed are first, how the two groups, both individually and collectively, played out their roles in shifting strategy, and second, once these contextual dynamics have been identified, how other executive management groups can learn from this Irish/Jamaican experience considering similar international ventures. The authors’ response highlights those elements of strategy design, organisational structure and human resource management that they believe are critical in maximising the strategic contribution of middle managers to international ventures, and hence providing a better chance of success.  相似文献

This paper illustrates how an entity—called a ‘strategic data base’ (SDB)—can be developed to provide important information in a form which makes it directly useful in various phases of a strategic planning process. The strategic data bases are concise statements of the organizational and environmental situations which define the organization's most salient problems, opportunities, and constraints. These SDBs may be developed through a participative process involving tasks forces which are made up of managers representing the diverse interests of the organization. The strategic data bases thereby become important informational inputs to planning which can directly serve to enhance the quality of planning decisions. Moreover, the process of developing SDBs can be an important learning device for those middle managers who can become involved in such a process at a much earlier point in their career than that at which they might normally engage substantively in the organization's overall strategic choice process.  相似文献

Our study uses qualitative and interpretative design to analyse what hybrid nurse middle managers do in their managerial practice, what affects this, and to what effect, focusing upon implementing policy‐driven guidelines on the clinical frontline. Examining two comparative hospital cases and drawing upon Scandinavian institutionalism, we conceive their role as one of ‘translation’. On the one hand, they exhibit strategic agency. On the other hand, their managerial role not only influences, but is influenced by, professional and managerial hierarchies. In both hospitals, in the short term we see how hybrid nurse middle managers are able to mediate professional and managerial hierarchies and implement clinical guidelines through translational work. However, in one case, they less effectively accommodate policy‐driven, managerial pressure towards compliance with government regulations and financial parsimony. In this case, the outcome of their translational work is not sustained in the longer term, as professional and managerial hierarchies reassert themselves. Drawing upon the example of their managerial role in healthcare, we highlight that hybrid middle managers enact a strategic translational role and outline situational constraints that impact this more strategic role.  相似文献

A typical firm is operated by multiple functional managers who may collaborate as well as compete to achieve firm performance. In the digital age, firm performance is essentially customer‐dependent and technology‐dependent, with both marketing and information technology (IT) playing key roles. Unfortunately the two functions often have very different worldviews. We show how these differences can damage firm performance, and suggest ways to mitigate this damage. We build a worldview difference model, synthesized from multiple disciplines. The model is tested using both matched and nonmatched observations from marketing and IT managers, and is analyzed with hierarchical linear models using both perceptual and objective firm performance data over a 4‐year period. We find that differences between the beliefs and perceptions of marketing managers and IT managers generate a negative impact on firm performance, and suggest appropriate technology‐culture associations to effectively align their worldviews for firm performance. To improve firm performance, a cross‐functional appreciation for market and technology drivers can be achieved by making marketing managers more learning‐oriented and by providing IT managers a culture that is congruent with technology.  相似文献

The future of middle management has been the focus of attention in the media, following a period of unprecedented restructuring in organizations. However, there are mixed messages in the literature on the impact that this restructuring has had on middle managers' roles and careers, as well as on their reaction to these changes. It is the aim of this paper to address some of these tensions and contradictions. The research presented here is based on a two-year study of middle management in 50 organizations across both the public and private sectors, involving semi-structured interviews with middle managers and key decision-makers. The findings show that, paradoxically, whilst middle managers report feelings of greater job satisfaction from increased empowerment over their work roles, this is in tandem with working in intensified work regimes with increased pressures and stress. Many middle managers are still looking towards hierarchical career progression as the main reward for their continued commitment, despite this being significantly diminished in the downsized, delayered organization. The denial of this reward for what is seen by many middle managers as excessive work demands, it is suggested, will ultimately lead to middle managers becoming increasingly bitter and jaundiced.  相似文献

It is a known reality that managers often encounter bad news, and this study explores the question “What is the perspective of managers on bad news management?” in the context of a developing country with rapidly changing conditions. To answer this question, in-depth interviews were conducted with 32 top and middle managers. The results reveal two root metaphors about bad news management in managers’ minds. Managers focus on the past with the “lesson” metaphor and focus on the future with the “opportunity” metaphor. While managing bad news, they draw meaningful inferences from prior experiences and thus become careful and ready. After managing bad news, they have new opportunities to make their organization more mature, developed, and recovered.  相似文献

Recent work on multinational enterprises (MNEs) argues that diversity in terms of the markets they serve and the environments they acquire inputs from provides strategic opportunity unavailable to purely domestic firms. However, MNEs are also exposed to higher levels of complexity and uncertainty due to the presence in different locations and confront associated needs to integrate and coordinate activities. This paper suggests that the attendant cost–benefit tradeoff can be influenced by computer-mediated communication. Based on a sample of 88 organizations in the computer products industries, we find that multinationality in itself does not guarantee a higher level of strategic opportunity. Instead, use of information technology to facilitate communication among managers across functional and geographical boundaries enhances coordination of multinational activities in the development of strategic opportunity, which in turn is associated with superior performance.  相似文献

The paper develops an analytical model and, by applying it to a set of service process design alternatives, demonstrates the potential impact of process design on customer waiting-time performance. In doing so, it provides managers with some general tools and insights they can use in choosing the better service process design, adapting to changes in demand, and evaluating the impact of new technology application to the service process. It makes a case for flexibility in designing service processes by demonstrating that optimality of a design can depend on system parameter values. The various applications of this model and research findings can serve as guidelines for managers to use in designing their service processes so as to better serve their customers.  相似文献

Although real options theory normatively suggests that managers should associate real options with project value, little field research has been conducted to test whether they suffer from systematic biases in doing so. We draw on the notion of bounded rationality in managerial decision making to explore this understudied phenomenon. Using data collected from managers in 88 firms, we show that managers exhibit what we label the bounded rationality bias in their assessments: They associate real options with value only when a project's easily quantifiable benefits are low, but fail to do so when they are high. The study also contributes the first set of empirical measures for all six types of real options. The study contributes to managerial practice by identifying the conditions under which managers must be vigilant about inadvertently neglecting real options and by providing a simple approach for assessing real options in technology development projects.  相似文献

The risk communication practitioner in a government agency has two essential, interdependent tasks. One is to help develop and monitor effective communication programs with various external public audiences. The other task is to do the same thing for the senior government managers whose support is a prerequisite to addressing the first audience. Hence, the second audience–the manager–is really the first. This paper addresses ways in which communication practitioners can satisfy this crucial audience. A profile of these managers suggests that they would find it highly beneficial to have more control over the public problems they encounter, especially in view of the growing pressures to do more with less and demonstrate "customer satisfaction." They would rather avoid crises than manage them. And they would rather have their bosses praise their successes than challenge their budgets or punish their perceived difficulties or failures. Communication practitioners who can help them attain such benefits will find their efforts in great demand. They would be helpful team members who provide timely insights that can make and show agency success. We offer ten ways for communication practitioners to be more useful which focus their current strengths on satisfying senior managers'needs by becoming more valuable members of the program team. Although researchers have explored the impacts of structural changes on managerial work, few insights have been generated into whether the turbulent economic environment induced by a recession and/or an extended period of austerity accelerate known changes to managerial work and/or whether recession/austerity are revealing or causing previously unknown effects. This paper explores and analyses middle managers’ reflections on how, if at all, their work is fundamentally changed by economic pressures such as recession and/or by choices of executives to impose such pressures during and post recession (commonly referred to as ‘austerity measures’). The findings suggest that middle managers responded to the recession and ongoing economic austerity in a differentiated manner, with the initial responses being largely positive. Responses became negative over time, with examples of disillusionment and cynicism, as middle managers believed that their superiors were using the disguise of recession and austerity to introduce changes that impacted profoundly on their working lives and those of their subordinates.  相似文献

Under top‐driven change, active involvement of middle managers in strategy‐making requires top and middle to find common ground. The paper offers inductive theoretical development of top managers’ role as enablers for the strategic contribution of the middle levels. Central to this role is the symbolic reorganization where the middle managers’ position is set. Next, middle managers’ operational efficiency allows their performance to be shown and increases their reputation. In consequence, the middle level can actively shape the role suggested by top management, which increases their power base. Finally, when these previous interactions escalate into a two‐way process where the middle and top management contribute to each other's efforts, interlocking rationales are achieved.  相似文献
