基于社会信息处理理论,从共享领导视角探讨具有中国文化特征的团队文化,即团队权力距离和集体主义对团队创造力的影响机制。采用来自93个团队、588份团队成员与主管配套数据为样本,研究发现:团队权力距离显著负向影响共享领导;团队集体主义显著正向影响共享领导;共享领导中介团队权力距离与团队创造力的负向关系、团队集体主义与团队创造力的正向关系。研究发现对我国企业在当前创新驱动发展战略下重视企业中团队集体主义文化建设、推进共享领导以提升团队创造力具有重要的管理启示。  相似文献

本文以34家企业的60名主管和366名员工为研究对象,讨论内源性和外源性时间压力对员工创新行为的影响,并探讨心理距离的中介作用和敌意归因偏差的调节作用。研究结果表明:内源性时间压力正向影响员工创新行为,外源性时间压力负向影响员工创新行为;心理距离中介了时间压力和员工创新行为之间的关系;敌意归因偏差调节了外源性时间压力与心理距离之间的关系,并调节了外源性时间压力通过心理距离影响员工创新行为的间接效应,但对内源性时间压力和心理距离以及员工创新行为之间关系的调节效应不显著。本文从调节员工时间压力、重视员工与组织间心理距离和有效利用敌意归因偏差三方面提出相应的管理建议。  相似文献

运用组织双元理论、战略管理理论和认知学习理论,构建了一个基于知识流动过程的双元文化机制、创新战略与科技企业创业绩效的关系框架,通过介入网络结构和领导调节因子来观察双元性三种前因机制的共同作用过程。对长江三角洲科技园区的283家小微创业型科技企业进行了实证调查,采用SPSS和AMOS软件进行统计分析,结果表明:双元文化通过改善企业创新战略的均衡实施来提高其创业绩效,其对突破及利润导向的战略行为均有正向影响;网络关系强度和权力距离在双元文化与创新战略之间产生调节作用,网络关系强度对利润导向行为产生正向调节,权力距离对利润导向行为的影响不显著,它们对突破导向行为均呈负向调节。研究将双元视角引入到组织与战略关系研究当中,对信息时代下的中国科技企业创业创新有一定的指导意义。  相似文献

基于情感事件理论,通过对635名员工的问卷调查,探析了自恋型领导对员工敌意的影响。研究结果表明:自恋型领导正向影响员工敌意;领导合作型冲突管理行为能降低员工敌意,竞争型冲突管理行为会提高员工敌意;领导冲突管理行为(合作型和竞争型)中介了自恋型领导与员工敌意的关系;员工权力距离调节了领导冲突管理行为(合作型和竞争型)与员工敌意的关系。即权力距离越高,合作型冲突管理行为对员工敌意的负向影响越强,竞争型冲突管理行为对员工权力距离的正向影响越弱。  相似文献

领导力与员工创新行为之间的作用机制是创新管理研究领域的前沿问题,以创造力组成理论为基础,构建了一个以知识共享为中介、领导者中庸思维作用于员工创新行为的理论分析框架。在对中庸思维、知识共享和创新行为概念内涵、结构和测量方法等研究成果进行梳理的基础上,研究三个变量之间的关系,探讨领导者中庸思维对员工创新行为的影响以及知识共享的中介作用,提出相关研究命题,并在实证研究、作用机制研究、量表的本土化研究等方面进行展望。  相似文献

基于社会交换理论、动机理论以及心理契约理论,通过结构方程分析探讨关系绩效考核如何影响员工知识共享行为。研究发现,规则服从、集体情感与责任2类动机在关系绩效考核(职务奉献)影响员工知识共享行为过程中发挥部分中介作用;人际促进维度对员工知识共享行为没有显著影响;工作控制点没有显著调节关系绩效考核、知识共享动机和知识共享行为之间的关系。  相似文献

将知识特性以及员工知识共享的意愿作为分析影响员工知识共享的2个因素,以此建立一个概念框架;运用结构方程模型方法,结合对115家中国企业所作的调查研究数据,从实证的角度研究这些因素对企业内部员工知识共享的影响.研究结果表明,知识的隐含性和分散性与企业员工知识共享之间存在显著负相关关系,员工对未来合作的预期、知识的价值与企业员工知识共享之间存在显著正相关的关系.最后,讨论了研究结果的管理含义及进一步研究方向.  相似文献

本文探讨了中小企业中组织人际信任、知识共享以及员工创新三者之间的关系,并以云南省中小企业内的员工为调查对象进行实证研究。研究结果表明,组织中的人际信任尤其是同事之间的横向信任,对员工创新和知识分享有着显著影响,而知识分享尤其是隐性知识分享能显著促进员工创新,并且知识分享在组织人际信任和创新之间起到了部分中介的作用。知识分享为相关企业和组织提高工作效率,营造创新氛围,改善领导方式以及文化多样性提供了一定的参考依据。  相似文献

本文基于社会交换理论,采用由202位下属及其领导构成的领导—下属配对数据探讨了道德领导对员工创新绩效的影响及其传导机制。实证检验的结果表明,道德领导对员工创新绩效和社会交换有正向影响作用,社会交换在道德领导与员工创新绩效之间起中介作用。而权力距离取向不仅调节了社会交换与员工创新绩效之间的关系,还进一步调节了社会交换在道德领导与员工创新绩效之间关系中的中介效应,即员工的权力距离取向水平越高,道德领导通过社会交换对员工创新绩效的间接影响作用越强。本文的研究发现有助于深入认识道德领导影响员工创新绩效的潜在中间机制和边界条件,并有效指导企业的创新管理实践。  相似文献

ABSTRACT

Global growth in service employment highlights the need to understand how cross-cultural differences impact emotional labour processes for service employees. The current study investigates these differences by examining the impact of national and individual level collectivistic values on emotional labour strategies and employee strain (emotional strain, turnover intentions, job satisfaction, and organisational commitment). Cross-sectional data was collected from U.S. (n?=?191) and Turkish (n?=?249) customer service employees. Results indicate that collectivism impacts the process model of emotional labour via direct and interaction effects. Collectivism was associated with higher emotional labour engagement and lower employee strains. Surface acting was uncorrelated with Turkish employees’ strain, though moderated regression analyses revealed interaction effects associated with national and individual level collectivism. These results suggest that collectivistic values may serve as a buffer against harmful effects associated with surface acting. This study is the first to directly compare emotional labour processes in U.S. and Turkish service employees and expand the process model of emotional labour to include collectivism. The theoretical implications of this expanded model are discussed, along with future research directions and practical applications of these findings.  相似文献

效忠主管一直是华人组织经久不衰的议题,尽管已有文献认为员工效忠主管有助于提升其工作绩效,然而关于效忠主管通过怎样的具体机制来影响员工工作绩效却并未得到系统的阐释。本文以14家企业的360名员工为样本,探讨了效忠主管对工作绩效的影响机制,尤其是研究员工反馈寻求行为在其中的中介作用及员工权力距离的调节作用。分析结果表明,效忠主管对员工工作绩效、反馈寻求行为都有显著的正向影响;反馈寻求行为在效忠主管与工作绩效关系中起完全中介作用。另外,员工的权力距离负向调节了效忠主管与反馈寻求行为的正相关关系,即员工的权力距离越低,两者的正向相关关系越强。  相似文献

This paper explores the moderating role of cultural values on relationships between participation satisfaction (PS) and employees’ organizational commitment (OC). A survey of 1390 employees of Bharat Sanchar Nigam Limited, a Government of India Public Sector Undertaking providing telecommunication services across India, shows that PS is directly related to OC, and is moderated by employees’ cultural values at individual level. The form of moderation reveals: positive and insignificant relationship between PS and affective commitment for employees high in uncertainty avoidance; positive and significant relationship between PS and normative commitment for employees high in individualism/collectivism, low in masculinity/femininity, and low in power distance. No moderation has been found in the relationship between PS and continuance commitment.  相似文献

The present research addressed and explored the cultural values that Indian managers may apply in their business activities. Criticisms of research in this area include the use of Western theories and methods that may ignore cultural factors. The present study sought to overcome this concern by using unstructured interviews to collect qualitative data. This approach allowed for exploration of value diversity and contextual influences, which both tend to characterize Indian organizational behavior. Results suggested evidence of cultural values such as yogic spirituality, non-attachment, interconnectedness with others, nonviolence, tolerance, and a sense of duty. Some respondents however espoused values in direct opposition to the traditional culture. The managers in this sample also largely espoused the use of participative management and employee empowerment. Results are discussed with regard to current literature. 作为组织中影响员工创新的重要人际关系,层级性上下级关系目前存在着基于西方文化的LMX (领导-成员交换)与基于中国文化的SSG (上司-下属关系)两种界定。为探求不同上下级关系对员工创新行为的影响机制是否有所不同,本研究从制度逻辑视角出发,基于社会交换理论和制度逻辑二维分析框架,构建了上下级关系透过心理授权作用于员工创新行为的路径,剖析了SSG和LMX对创新行为的差异化影响机制。来自72个团队的252名成员为样本的实证分析表明,SSG和LMX均能正向影响员工创新行为,心理授权在这种影响中均发挥着中介作用;尤为重要的是,相较于基于工作逻辑的LMX,基于家族逻辑的SSG对中国情境下的员工创新行为有更强的解释力度,这种差异是通过两者的不同交换逻辑对心理授权的不同影响而产生的。本研究为解构中国情境下的创新行为和上下级互动及其关系提供了全新的理论视角,丰富了本土化的创新管理研究。  相似文献

随着组织政治和管理伦理成为理论界和实践界共同关注的热点问题,越来越多的学者开始研究管理者在绩效考核过程中的政治性操作对员工工作场所行为的影响.基于结构方程技术的实证分析发现,积极绩效考核政治性对员工知识共享行为具有显著正向作用,消极绩效考核政治性对员工知识共享行为具有显著负向作用;绩效考核政治性通过成就感知、个人兴趣、集体情感与责任动机的完全中介作用间接影响员工知识共享行为;绩效考核政治性与员工知识共享动机和行为之间的关系并不随着员工工作控制点的差异而变化.研究结论既具有理论价值,又富含管理启示.  相似文献

We examine the relationship between national cultural distance and equity participation using an analysis of a sample of more than 100,000 cross-border acquisitions from 1976 to 2008. We find that cultural distance has a curvilinear (U shaped) relationship with equity participation: Acquiring firms make large equity acquisitions at both low and high cultural distances and small equity acquisitions at moderate cultural distances. In addition, we find that industry relatedness of acquisitions positively moderates the relationship between cultural distance and equity participation: Acquiring firms take a higher equity stake for a given cultural distance if the acquisitions are in a related industry. Our findings offer important insights into firms' market entry behavior and provide guidelines for managers about entry strategies.  相似文献

Abstract

Job design has long been found to affect the work-related psychological responses of employees, such as psychological strain, job satisfaction, and turnover intentions, but scholars have begun to question whether established theoretical relations regarding job design continue to hold given the enormous changes in the nature of work during the past two decades. It is also increasingly recognized that individual differences affect work behaviours in substantial ways, but few studies on work design have investigated these differences. We addressed these concerns with a two-wave longitudinal study among 245 technical workers at a telecommunications company in Malaysia, a country that has a collectivist culture and a high power distance between managers and subordinates. We examined the moderating effects of job control and self-efficacy on the relationships between job demands and employee responses. The results failed to support the job demands-control model, as job control variables did not moderate the impact of demands on employee work-related psychological responses. However, self-efficacy moderated their impact on psychological strain (although not on job satisfaction or turnover intentions). Our findings provide insight into the moderating effect of self-efficacy, and suggest that practitioners interested in reducing psychological strain should consider making efforts to increase self-efficacy among employees.  相似文献

本文以饭店业一线服务员工为研究对象,初步验证了Keller等学者的内部营销组合工具量表在中国背景下的适用性,并应用Bagozzi的态度理论模型,采用结构方程建模方法,构建并验证了基于内部营销组合工具视角的一线服务员工任务绩效预测模型。实证结果表明,一线服务员工对企业内部营销努力的感知,即对内部工作产品、内部价格、内部分销以及内部促销等内部营销组合工具的评价,决定了他们的情感承诺(对组织的情感反应)和工作满意(对工作的情感反应)水平,进而影响了他们的任务绩效水平(行为),一线服务员工的情感反应变量是解释企业内部营销努力影响一线服务员工任务绩效的中介变量。  相似文献

To enhance the understanding of leadership influences on employee voice behavior, this study focused on traditional Chinese leadership (i.e., authoritarian leadership). We proposed that supervisor authoritarian leadership negatively affects employee voice behavior and manager authoritarian leadership has a cascading effect on such behavior through supervisor authoritarian leadership. Furthermore, these effects were either amplified or attenuated under different conditions (i.e., leader identification and power distance orientation). A cross-level investigation of voice behavior within 52 groups of employees from multiple Chinese companies in Beijing was conducted. The results showed that supervisor authoritarian leadership negatively affected employee voice behavior and mediated the negative relationship between manager authoritarian leadership and employee voice behavior. Leader identification moderated the indirect negative effect of manager authoritarian leadership on employee voice behavior via supervisor authoritarian leadership, while power distance orientation moderated the direct negative effect of supervisor authoritarian leadership on employee voice behavior.  相似文献
