This paper explores why leadership, especially senior leadership in British organizations, is persistently nearly always white. The paper contends that beneath the veneer of our apparent commitment to equal opportunities, primitive often unconscious factors operate to ensure that leadership remains white, thus reproducing a racial hierarchy in the workplace. It argues that the barriers to black and minority ethnic people getting appointed to leadership positions in organizations today are largely invisible and are hidden within the psyches of decision makers, the cultures of white organizations, and their combined impact on the confidence of black and minority ethnic staff.  相似文献

The author explores methods of working with residential child care foster care agencies in developing a psychotherapeutic culture. He suggests that such a culture can only be built on the firm foundations of clear organisational boundaries and task, but that such clarity is not sufficient. In addition, senior managers must have an understanding of unconscious processes and how they affect relationships between adults and children and between colleagues within the organisational hierarchy. The process requires a range of possible interventions including organisational consultancy, practice consultancy and staff support, specialist training and explorations of team processes.  相似文献

In this article, the author describes a possibly unfamiliar unconscious, namely the unconscious that arises from how our brains have evolved. That unconscious is active in sense perceptions, in many verbal and nonverbal aspects of language, and from our brains' propensity to posit instant explanations independent of relevant information. All of the sources used in the exposition are readily available to persons without any formal knowledge of sense perception, evolutionary psychology, linguistics, or neuroscience. To increase employment from desired race or gender groups, employers nearly always first turn to recruiting from outside their organization. But a few years after such initiatives are undertaken, diversity numbers typically remain low or even decrease, turnover among recruits from the sought‐after groups is high, and the efforts are threatened by their recurrent cost. Employers need to break this fruitless cycle by thinking more strategically. Without an inclusive organizational climate that retains and fully utilizes minority employees after hire, simply recruiting more such employees will not lead to sustainable changes in workforce demographics. Drawing on empirical research, this paper describes six “red flags” that identify workplaces not ready to recruit. Only after organizational changes address the deficiencies identified by the red flags will the time for minority recruitment be at hand. But by then special focused recruitment may not be necessary; when employers change their workplace cultures to become truly inclusive, word gets around.  相似文献

The view of sexuality Freud first proposed in the Three Essays on the Theory of Sexuality contains a discrepancy between the sexuality perverse and polymorphous described in the first two essays and the biologically directed, reproductive sexuality of the third essay. According to Jean Laplanche, the theorist of psychoanalysis who is Freud’s closest reader and translator, the discrepancy is due to two contradictory opinions Freud apparently held at different moments of his writing: one, that sexuality is exogenous, an effect of seduction by adults; two, that sexuality is endogenous, innate in the human biological organism. This article focuses on Laplanche’s elucidation of two aspects of sexuality present in each adult: an instinctual, hormonally based, and ultimately reproductive sexual impulse, which begins at puberty, and the drive-based sexual impulses first theorized by Freud as polymorphous-perverse infantile sexuality, which begin in infancy and continue to be active throughout the individual’s life. Laplanche’s rereading of Freud leads to a more complex understanding of sexuality as always deviant, in one way or another and to a greater or lesser degree, from the established social norms. So-called sexual deviance, therefore, is not a problem within the sexual but an issue within the social field.  相似文献
