授权型领导对新生代知识型员工创新行为的影响

摘    要:基于社会交换理论与社会认同理论,探讨LMX与情感承诺对授权型领导与新生代知识型员工创新行为关系的双重影响。以新生代知识型员工为研究对象,对安徽省多家知识型企业员工进行问卷调查。实证分析表明:授权型领导正向影响新生代知识型员工创新行为,LMX和情感承诺在二者关系中发挥链式中介作用;LMX与情感承诺的链式中介效应与LMX的单独中介效应无显著差异,而与情感承诺的单独中介效应存在显著差异。

Abstract:Based on the theory of social exchange and social identity, the dual impact of leader-member exchange(LMX)and emotional commitment is explored on the relationship between empowering leadership and the innovative behavior of new generation knowledge workers. Taking the new generation of knowledge workers as the research object, the questionnaire survey is conducted on many knowledge-based enterprises in Anhui Province. The empirical analysis shows that the empowering leadership positively affects the innovative behavior of the new generation of knowledge workers, the LMX and Emotional commitment play a chain intermediary role in the relationship between the two; LMX and emotional commitment chain mediation effect and LMX’s individual mediating effect are not significantly different, and there are significant differences in the individual mediating effects of emotional commitment.
